병원 구성원의 조직 충성도에 관한 연구 - 서울의 한 대학병원 전체구성원을 중심으로 - (A Study on Organizational Loyalty of Hospital Employees; Focusing on Overall Members at a University Medical Center in Seoul Metropolitan Area)

  • This study examines organizational qualities such as vision, mission, teamwork, fairness, and empowerment and their effects on organizational members. As a result of analysis, these qualities are identified to affect member satisfaction, but not to affect job involvement. Member satisfaction affects job satisfaction, and this relationship retains indirect influence through an increase in member satisfaction. Further, improved member satisfaction and job involvement are found to affect organizational commitment. These results are derived from complete enumeration on members of an organization where particular traits such as member position, job classification, and the privity of contract are intermixed. In case where research is conducted on the aforementioned traits separately, different results would be anticipated depending on each trait. The implications of this study are as follows. First, clear-cut organizational vision and mission established by the top management of an organization prevent confusion amongst its members, and thus have the highest level of effect on member satisfaction. Second, teamwork in reference to the. relationship amongst team members of a work group and goal awareness improves member satisfaction. Third, autonomy for job performance and related empowerment improve member satisfaction. Last, fairness in wages and promotion affects member satisfaction. Therefore, internal qualities of an organization perceived by its members have a higher degree of influence over external qualities including compensation and promotion on the members. In addition, these internal qualities indirectly affect job involvement through an increase in member satisfaction, and, in turn, member satisfaction and job involvement affect organizational commitment of the members. In case of member satisfaction, not only does it affect organizational commitment of the members of an organization directly, but also affects organizational commitment indirectly through job involvement. This study is conducted with only one hospital in consideration, and thus its findings may not be generalized for every medical organization. However, this study retains distinct attributes of complete. enumeration, and the precedence of each variable is closely investigated.

경력개발제도가 경력성공에 미치는 영향: 경력적응성 및 인사제도 공정성의 매개된 조절효과 (The Effect of the Career Development System on Career Success: Mediated Moderating Effects of Career Adaptability and Fairness in Personnel System)

  • 본 연구는 경력변화 환경속에서 경력개발제도를 경험한 근로자를 대상으로 경력개발제도, 경력적응성 및 경력성공의 관계와 인사제도공정성과 경력적응성의 매개된 조절효과를 실증 분석하였다. 분석결과는 다음과 같다. 첫째, 경력적응성은 경력개발제도와 경력성공의 관계를 부분 매개하는 것으로 나타났다. 둘째, 인사제도 공정성은 경력개발제도와 경력성공 및 경력개발제도와 경력적응성의 관계를 각각 조절하는 것으로 나타났다. 셋째, 경력개발제도와 경력성공의 관계에서 인사제도공정성의 조절효과는 경력적응성에 의해 매개되는 것으로 나타났다. 분석결과는 개인의 경력성공에 대한 경력적응성 및 인사제도공정성의 중요성을 확인하고, 경력개발의 제 특성과 인사제도가 결합될 때 경력개발시스템의 효과성을 높일 수 있음을 제시한다.

Buffering Effect of Job Resources in the Relationship between Job Demands and Work-to-Private-Life Interference: A Study among Health-Care Workers

  • Background: The present study aims at investigating whether and how (1) job demands and job resources are associated with work-to-private-life interference (WLI) and (2) job resources moderate the relationship between job demands and WLI. Methods: Data were collected by a self-report questionnaire from three hospitals in Italy. The sample consisted of 889 health-care workers. Results: All job demands (i.e., quantitative demands, disproportionate patient expectations, and verbal aggression) and job resources (i.e., job autonomy, support from superiors and colleagues, fairness, and organizational support), with the exception of skill discretion, were related to WLI. The effects of quantitative demands on WLI were moderated by support from superiors; fairness and organizational support moderate the effects of all job demands considered. Support from colleagues moderated only verbal aggression. Job autonomy did not buffer any job demands. Conclusion: The present study suggests that the work context has a central importance in relation to the experience of WLI among health-care workers. The results indicated that intervention in the work context may help to contain WLI. Such interventions would especially be aimed at improving the social climate within the unit and quality of the organizational process.

Understanding Career Optimism on Employee Engagement: Broaden-Built and Organizational Theory Perspective

  • Objectively, the purpose of this study aims to re-confirm and analyze the relationship between variables through direct relationships and mediation (i.e., career optimism (CO), organizational fairness (OF), organizational entrepreneurship commitment (OEC) on employee engagement). This study also addresses whether career optimism provides a strong-impact if it mediates other antecedent variables on employee engagement. Therefore, to test and prove this, we made observations on 200 samples comprising lecturers in Indonesia. The data collection method uses a survey both offline and online. Through the PLS-SEM approach, the statistical testing demonstration states that all hypotheses, either through direct relationship or mediation, are proven to have a positive and significant effect. Career optimism has also proven to be a substantial and positive contribution to testing employee engagement as a mediating variable. The results of seven hypothesis testing in our study confirm that the broaden-built theory and organizational theory are closely related. Therefore, this study positively contributes to human resource management's science to balance the psychological and organizational aspects. In this study, we also add that consistency and a positive attitude in a career trigger a person's career optimization in a better and more positive direction, especially for career-path and employee engagement.

TV뉴스의 어깨걸이와 자막이 뉴스에 대한 평가와 의제 인식에 미치는 영향 (The impact of Digital Video Effects and subtitles on evaluation and agenda recognition in TV News)

  • TV뉴스에서 앵커멘트와 함께 제공되는 어깨걸이와 자막이 뉴스에 대한 평가(공정성, 선정성, 자극성)와 신뢰 및 의제 인식과 어떠한 관련이 있는지 알아보기 위해 실험 연구를 실시하였다. 120명의 대학생들에게 어깨걸이와 자막의 내용을 달리하는 4가지 유형의 뉴스를 제시한 후 공정성과 선정성, 자극성을 평가하도록 하였으며, 뉴스에 대한 신뢰와 의제에 대한 인식을 측정했다. 어깨걸이와 자막의 내용은 뉴스의 자극성 평가 및 신뢰와 관련이 있었으며, 공정성 및 선정성 평가와는 관련이 없었다. 사안의 자극적 측면을 강조한 어깨걸이와 자막이 제공된 경우 자극성을 높게 평가했으며 반대로 신뢰도는 낮았다. 뉴스의 공정성에 대한 평가는 신뢰에 영향을 미치는 것으로 확인되었는데, 뉴스를 공정하다고 평가할 수록 뉴스를 더 많이 신뢰하는 경향이 있었다. 연구에서 가정한 바와 달리 어깨걸이와 자막은 의제 인식에 영향을 미치는 주요 요소가 아니었으며, 수용자들은 뉴스 내용을 토대로 의제를 인식하는 경향이 있음을 확인하였다.

공정여행 경험에 대한 소비자인식 연구 (A Study on the Consumers' Perceptions of Fair Tourism Experiences)

  • Recently, interest in fair tourism and demand for this service has been steadily increasing. This study examined the tourists' perceptions of their fair tourism experiences. Phenomenological method was adopted as a qualitative research approach. Participants were nine adults who were interviewed in depth on their experiences of fair tourism. Data analysis led to the emergence of seven categories (sharing and volunteerism, environment and animal protection, tourism created together, communication and relationship, from consumption to experience, ethicality and fairness, contemplating life) and 21 subcategories. This research was a significant step in providing options to explore the improvement of ethical-tourism and may have implications for the future development of tourism. This study also has various implications for tour operators, consumers, and government. In future all stakeholders should make efforts to establish the tour culture which encourages consumers to consider the ethicality and fairness of their choices as tourists.

집단 성과급제도의 공정성이 신뢰에 미치는 영향 - 인사시스템 신뢰강도의 조절효과로 - (A Study on the Effect of Fairness Perception of Incentive System on Manager-Trust -The moderating effect on HRM strength-)

  • 기업에서 매년 성과급 지급과 관련하여 노사 간의 협상이 이루어지고 있다. 협상에 따라 노사 간의 갈등을 초래하기도 한다. 이러한 집단적 노사관계에 있어서 인사시스템에 대한 신뢰는 매우 중요하다. 성과급 이슈에서 시작된 본 연구는 성과급 공정성이 경영자 신뢰도에 미치는 영향관계를 분석하고 인사시스템 신뢰강도가 어떻게 조절효과를 나타내는가를 파악하여 인적자원관리 선택이 경영자신뢰에 미치는 과정을 살펴보았다. 그 결과, 성과급의 공정성과 경영자 신뢰도는 유의한 정(+)의 영향을 미친다고 나타났다. 그리고 성과급제도의 공정성과 경영자 신뢰의 영향관계에 있어서 인사시스템 신뢰강도의 조절작용 효과를 검정한 결과, 분배공정성과 경영자 신뢰도의 관계에서 명확성, 일관성, 합의성은 조절효과가 있는 것으로 나타났으나, 절차공정성과 경영자 신뢰도의 영향관계에서는 일관성, 합의성은 조절효과가 없었으나 명확성은 작용하는 것으로 나타났다. 이는 성과급 공정성의 인식정도가 높을수록 경영진의 신뢰가 증가하며, 인사시스템의 신뢰강도에 있어서 다른 항목보다도 명확성이 보다 유의미한 것으로 나타났다.

사회적 관계에 따른 아동의 분배정의 추론의 발달 (Children's Distributive Justice Reasoning:The Impact of Developmental and Contextual Factors)

  • The present study was designed to assess the effect of relationship on children's distributive justice reasoning. 259 kindergarten, second-grade, and fifth-grade children were asked to allocate 9,000 Won to 3 characters under three different relationship conditions (strangers, peers, and siblings), provide rationales for those allocations, and rate the fairness of 4 different patterns of allocation. Older children were sensitive to relationship information such as allocation of more money to productive rather than to needy or older strangers, more to needy friends than to productive or older friends, and more to older than to a productive sibling. However, young children relied on only one principle, equality, across the relationship conditions. Kindergartners viewed allocations based on age entitlement as fairer than older children did, whereas both groups of older children rewarded individuals based on equality in stranger, equality and need in peer, and equality and equity in sibling relationships.

외식프랜차이즈 가맹점의 지각된 공정성이 응집성, 관계만족, 그리고 가맹점의 장기지향성에 미치는 영향 (The Impact of Foodservice Franchisee's Perceived Justice on Cohesiveness, Relationship Satisfaction, and Franchisee's Long-Term Orientation)

  • Purpose - This study examines the role of foodservice franchisee's perceived justice(distributive, procedural, and interactional) in developing long-term orientation to franchisor and investigate the mediating role of cohesiveness and relationship satisfaction in the relationship between franchisee's perceived justice and long-term orientation to franchisor. Research design, data, and methodology - We collected data from managers and owners in foodservice franchisees located in Seoul, Korea. Among a total of 500 questionnaires, 500 questionnaires were returned. After excluding 36 invalid respondent questionnaires, 496 valid questionnaires(response rate of 99.2%) were analyzed using frequency, confirmatory factor analysis, correlations analysis, and structural equation modeling with SPSS 21 and SmartPLS 3.0. Result - The findings of this study are as follows: First, distributive justice and interactional justice had positive effects on cohesiveness, but procedural justice did not. Second, distributive justice and interactional justice had positive effects on relationship satisfaction, but procedural justice did not. Third, cohesiveness and relationship satisfaction had positive effects on franchisee's long-term orientation to franchisor. Conclusions - The implications of this study are as follows. First, this study found that procedural justice can create a high cohesiveness and identification of franchisee and also maintain a cooperative relationship with the franchisor. Second, this findings suggest that the perceived distributional and interactional justice can improve the satisfaction with the franchisor and thus positively influence the intention to maintain the relationship and the intention to recontract. Third, the results of this study indicate that the cohesiveness of franchisees can play a pivotal role to improve their satisfaction with the franchisor and pursue mutual development by continuously maintaining stable business relationship with franchisor. The findings of this study are subject to at least three limitations. First, the research subject is limited to the food service franchise shops in Seoul area, so the sample was not nationally representative of the franchise stores. Second, the perceived fairness is measured only from the point of view of the franchisee, and this study has a limitation to examine the difference between the perceived franchisee's and franchisor's justice. Third, Future research needs to identify more closely the relationships between perceived fairness and long-term orientation by gathering specific quantitative data such as the renewal rate and the business performance.

다국적기업 제품신뢰의 선행요인과 성과: 글로벌 기업시민주의의 조절효과 (Antecedents and it's Consequence of Local Consumers Trust in MNC's Product: The Moderating Effect of Global Corporate Citizenship)

  • 신뢰와 고객충성도의 관계에 대한 선행연구들에 따르면, 현지 진출한 다국적기업들은 현지 소비자들의 신뢰를 얻음으로써 고객충성도를 강화할 수 있다. 본 연구는 한국에 진출한 다국적기업의 제품특성, 제품관련 서비스 커뮤니케이션, 지각된 가격공정성 등이 다국적기업 제품신뢰에 어떤 영향을 미치는지를 분석함으로써 다국적기업 제품신뢰의 선행요인을 탐색하고자 하였다. 또한 글로벌 기업시민주의가 전 세계적으로 점점 요구되고 있는 현실에서 현지에 진출한 다국적기업이 기업시민으로서 사회적 책임을 다한다는 인식을 확보한다면 제품에 대한 신뢰형성에도 기여할 것으로 본다. 이러한 맥락에서 글로벌 기업시민주의가 신뢰와 그 선행요인간 관계를 조절할 것인지에 대한 분석을 함께 하였다. 조절 회귀분석을 통하여 가설을 검증한 결과, 다국적기업 제품신뢰에 통계적으로 유의한 영향을 미치는 선행요인은 제품과 서비스 커뮤니케이션으로 나타났다. 제품관련 서비스 커뮤니케이션이 신뢰에 더 큰 영향력 요인이었다. 현지 소비자들은 다국적기업이 제공한 제품과 서비스에 대하여 신뢰를 하고 있다고 판단되므로 다국적기업들은 제품과 서비스로 이루어진 기업의 제품전략과 신뢰를 연계하고 소비자의 신뢰를 증진함으로써 고객충성도를 강화할 수 있도록 전략을 수립하여야 한다. 한편, 가격공정성 지각 가설은 기각되었으나 가격공정성 지각과 신뢰와의 관계에 글로벌 기업시민주의의 조절효과가 통계적으로 유의하게 나타났다. 이는 지각된 가격공정성은 다국적기업의 기업시민주의활동을 통해 선량한 기업으로 소비자에게 인지됨으로써 그 기업 제품에 대한 신뢰를 확보할 수 있음을 제시하는 것이다.
