보건관리자와 임상간호사의 직무특성, 지식공유 및 조직문화가 조직몰입에 미치는 영향 (Relationships among Job Characteristics, Knowledge Sharing, Organizational Culture, and Organizational Commitment in Occupational Health Nurses and Clinical Nurses)

  • Purpose: This study aimed to investigate the relationships among job characteristics, knowledge sharing, organizational culture, and organizational commitment in occupational health nurses (OHN) and clinical nurses (CN) to identify factors that might influence organizational commitment. It aimed to contribute to the improvement of knowledge management in health care organizations, including industrial workplaces and hospitals. Methods: A convenience sample of 188 nurses, specifically 100 OHN and 88 CN, was selected. Data were analyzed with descriptive statistics, t-tests, correlation coefficients, and multiple regression analysis. Results: OHNs had a significantly higher education level and current work experience; higher proportion of participants with contract employment status, day work shift, less turnover experience, good lifestyle; and higher scores on organizational culture ($3.3{\pm}0.61$) and organizational commitment ($3.1{\pm}0.60$). Additionally, the correlations among organizational commitment, job characteristics, knowledge sharing, and organizational culture ware higher (r=.38~.57) among OHNs as compared to those among CNs. Further, the organizational commitment of OHNs was significantly influenced by knowledge sharing, organizational culture, working hours, and salary ($R^2=.32$), while that of CNs was influenced by organizational culture and life event stress ($R^2=.11$). Conclusion: There is a need to develop measures to enable nurses to contribute to the improvement of knowledge management in health care organizations as major human resources, by including interventions for the major factors leading to between-group differences in organizational performance.

SW프로세스능력에 관한 현황과 기업성과에 관한 연구 (An Empirical Research for the Software Process Capability and Organizational Performance in Korea)

  • Recently, increasing attention has been paid to building the software quality and software productivity due to ongoing software crisis. To overcome such problem, one of the many alternatives is to use the capability maturity model (CMM) suggested by the Software Engineering Institute(SEI), focusing on the improvement of software progress. This research is proposed the theoretical framework for CMM based on the previous studies, and review the status of software process on the software development organization. We then examine the impact of the software process capability on the organizational performance including financial measures and non-financial measures. Hypotheses on software process capability were tested 144 organizational units. The 62.5% of foreign companies are distribute to the second and third level, the Korean firms in this study are indicated the first level. Result indicate that maturity of software process may be served the key predictor of organizational performance, in particular the positive relationship between the software process and non-financial performance index such as customer service, IT Infrastructure, marketing, supplier and purchaser, production and operation.

보육교사가 지각한 사회인구학적 변인 및 기능적 갈등, 계층적 갈등이 어린이집 조직효과성에 미치는 영향 (A Study on Teachers' Perception of Sociodemographic Functional Conflict, Hierarchical Conflict, and Organizational Effectiveness in Child Care Centers)

  • 본 연구는 어린이집의 기능적 갈등, 계층적 갈등과 어린이집 교사의 사회인구학적 변인이 조직효과성에 미치는 영향을 살펴보고자 함을 목적으로 하였다. 대상은 제주를 제외한 전국의 어린이집에 근무하는 교사 426명이었다. 연구를 위하여 조직갈등 질문지와 조직효과성 질문지가 척도로 사용되었다. 자료분석은 빈도, 백분율, 신뢰도, 상관관계, 회귀분석을 실시하였다. 연구결과, 어린이집 교사의 학력, 경력, 결혼여부 등의 변인이 조직갈등에 영향을 주었고, 계층적 갈등 변인이 기능적 갈등 변인보다 조직효과성에 더 부정적인 영향력을 가진 것으로 나타났다.

  • The purpose of this study was to investigate the relationships of early childhood teachers' communication ability, teacher efficacy, and organizational effectiveness of child care centers. The subjects of this study were 397 teachers working at child care centers. The results of this study were as follows. First, differences in the organization effectiveness of child care centers were detected according to teachers' age, career, type of child care center where they were affiliated, and marriage status. Second, the relative effects of the teachers' communication ability and teacher efficacy on the organizational effectiveness of early-childhood educational institutions differed significantly according to each sub-factor; teachers' communication ability's sub-factors - response, analysis, and evaluation - and teacher efficacy's sub-factors - general efficacy and personal efficacy - had partial effects on the organizational effectiveness of child care centers. Of these, personal efficacy had the greatest effects on all sub-factors of organizational effectiveness. This study is significant since it identifies the variables that could affect the organizational effectiveness of child care centers.

간호사가 인지한 상사의 리더십과 상사신뢰 및 조직몰입과의 관계 (The Relationships of Superior's Leadership to Supervisory Trust and Organizational Commitment of Nurses)

  • Purpose: This study aimed to identify the relationships of superior's leadership to supervisory trust and organizational commitment of nurses. Method: Subjects were 386 nurses in 8 general hospitals at G city and Seoul. Data were collected with self-administered questionnaires and analyzed using SAS 8.12 by applying ttest, ANOVA, Pearson correlation coefficient, and Stepwise multiple regression. Results: Superior's transformational leadership was $3.54{\pm}0.53$ and transactional leadership was $3.40{\pm}0.36$. Supervisory trust was $3.14{\pm}0.46$ and organizational commitment was $3.18{\pm}0.53$. Superior's transformational leadership was positively correlated with transactional leadership, supervisory trust and organizational commitment with each others. The level of supervisory trust and organizational commitment were different significantly by age, educational status, clinical career, position and superior's leadership level. Major factor that affect to supervisory trust and organizational commitment of nurses was transformational leadership, which had an explanation of 45.9% and 29.8%. Conclusions: The more nurses perceived the superior's transformational leadership, the higher nurses perceived supervisory trust and organizational commitment. Therefore, these variables generally screened and other factors should be analyzed. And if specified nursing intervention program which increase superior's transformational leadership will be developed, it may contribute to strengthen the effectiveness of nursing.

병원간호사의 공감역량과 조직몰입이 고객지향성에 미치는 영향 (Effects of Compassion Competence and Organizational Commitment on Customer Orientation in Hospital Nurses)

  • Purpose: This study aimed to examine the effects of compassion competence and organizational commitment on customer orientation in hospital nurses. Methods: The participant of this study was 223 nurses who have worked at a tertiary hospital in Chungcheong Province for at least one year. The general characteristics, compassion competence, organizational commitment, and customer orientation of the participants were collected, using self-reported questionnaires, from June 15 to June 29, 2018. The data were analyzed by descriptive statistics, independent t-test, ANOVA ($Scheff{\acute{e}}$ test), Pearson's correlation coefficient, and multiple regression using an SPSS/WIN 22.0 program. Results: Customer orientation was significantly associated with organizational commitment (r=.51, p<.001), and compassion competence (r=.74, p<.001). Compassion competence (${\beta}=.62$, p<.001), organizational commitment (${\beta}=.17$, p=.004), and marital status (${\beta}=.11$, p=.034) were identified as the predictors of customer orientation. These variables explained 59.1% of the variance in customer orientation. Conclusion: This study confirmed that compassion competence and organizational commitment may have an impact on customer orientation in hospital Nurses. Therefore, to improve customer orientation in hospital nurses, it is necessary to develop interventions and education programs considering these factors.

상급종합병원 간호사가 지각한 긍정 간호조직문화와 조직 커뮤니케이션 만족이 직무열의에 미치는 영향 (The Impact of Perceived Positive Nursing Organizational Culture and Organizational Communication Satisfaction on Work Engagement among Nurses in Tertiary Hospitals)

  • Purpose: This study aimed to examine the relationships between positive nursing organizational culture, organizational communication satisfaction, and the level of work engagement among nurses working in tertiary hospitals, as well as to identify influencing factors on work engagement. Methods: This study used a descriptive research design. Data were collected from 184 general nurses working in four tertiary hospitals in Seoul using self-report questionnaires from March 13 to 30, 2023. The collected data were analyzed using descriptive statistics, t-test, ANOVA, Scheffé test, Pearson correlation, and hierarchical regression. Results: In the hierarchical regression analysis, the variables that significantly influenced work engagement in Model 1 were marital status (β=.26, p=.002), graduate or higher degree (β=.41, p<.001), more than 1 year and less than 3 years (β=.18, p=.030) and 3 years or more but less than 5 years of clinical experience in present hospital (β=.17, p=.023), and satisfaction (β=.27, p=.002) and moderate satisfaction with pay (β=.18, p=.033). In model 2, adding the subdomains of positive nursing organizational culture and organizational communication satisfaction to the Model 1, the variables that had a significant effect on work engagement were trust-based organizational relationships (β=.50, p<.001) and organizational communication satisfaction (β=.25, p=.005). Conclusion: The results suggest that education level, clinical experience, and satisfaction with pay should be considered to improve nurses' work engagement. In addition, it was identified that organizational relationship based on trust and organizational communication satisfaction are the main influencing factors for improving work engagement.

우리나라 지상파 방송사 조직에 있어서 여성인력의 지위에 관한 연구 (Female Employees' Status in the Three Major Over-the-air Broadcasting Companies in South Korea)

  • 이 연구는 우리나라 지상파 방송사 조직에 있어서 여성인력의 지위를 지상파 방송사의 공식적, 비공식적 조직 구조의 측면에서 평가해 보고자 하였다. 이를 위해 대외적으로 이용가능한 공식적 통계자료에 근거한 양적 분석 및 1대1 면접, 전화인터뷰, 서면 질의 등을 통한 질적 분석이 병행되었다. 그 결과, 지난 10년간 우리나라 지상파 방송사의 여성 인력의 비중은 전체 인력 중 10% 내외의 미미한 수준에 불과하며, 수직적 직급 사다리의 최하위 직급에 위치하고 있는 것으로 드러났다. 수평적 직무분담 및 직위의 안정성면에서도 여성인력은 남성인력에 비해 상대적으로 불리한 위치에 처해 있고, 조직문화, 비공식적 네트워크, 멘토링 등 비공식적 조직 구조 측면에 있어서도 소외현상이 심각하다는 것을 알 수 있었다. 반면 최근 들어 기자, PD, 아나운서 등 방송사 핵심 인력 신규 채용에 있어서 여성 인력의 뚜렷한 신장세가 관측되고 있음은 고무적인 일로 평가된다.

임상간호사의 보상공정성 지각의 조직몰입 및 직무만족에 미치는 영향 (The Effectiveness Organizaitonal Commitment, Job Satisfaction by Clinical Nurse's Compensation Justice)

  • Purpose: The purpose of this research is to find out how clinical nurse's recognition is effected to nursing organization through compensation justice, and then will support important basic data to management of nursing organization. Methods: Data collection was held through April 1st to 30th in 2003, The Subjects were 375 who were working at 5 hospitals in Seoul and has experiences at least over one year. Result: The average score of nurses' organizational commitment was 3.95 on a 7 point scale, and job satisfaction was 2.80 on a 5 point scale, and distribute justice was 2 on a 5 point scale, and procedural justice was 2.32 on a 5 point scale. We realize the distribute justice of compensation justice showed outstanding difference by age, education back-ground, experience, status of job, religious and types of hospital foundation, comparing the procedural justice only showed the difference by marriage status and type of hospital foundation, Through the study of how compensation-justice effect to organizational commitment, distribute justice never effect instead of procedural justice made effect 30.4% overall transition, as well as procedural justice explain 31.5% of job satisfaction. Conclusion: Finally we have data on the clinical nurse's recognition of compensation justice distribute justice and procedural justice are generally low, job satisfaction and organizational commitment are average. Job satisfaction and organizational commitment are depend upon age and educational level seriously.

종합병원 간호사의 회복력과 조직문화가 웰빙에 미치는 융복합적 영향 (The Convergent effect of Resilience, and Organizational Culture on Well-being in General hospital Nurses)

  • 본 연구의 목적은 종합병원 간호사의 회복력과 조직문화가 웰빙에 미치는 영향을 파악하고자 함이다. 자료수집기간은 2017년 9월 1일부터 9월 30일까지였고, 종합병원에 근무중인 간호사 188명을 연구대상으로 하였다. 연구도구는 회복력, 조직문화 및 웰빙이었다. 자료분석은 SPSS/WIN 21.0 프로그램을 이용하여 기술통계, t-test, one-way ANOVA, Pearson's correlation coefficients, 단계적 다중회귀분석으로 하였다. 연구결과로 일반적 특성과 관련한 웰빙의 차이는 연령, 결혼상태, 직위 및 근무경력에서 유의미했다. 회복력, 조직문화 및 웰빙 간에는 모두 유의미한 양의 상관관계가 있었으며, 웰빙에 영향을 미치는 요인은 회복력, 업무지향 문화, 관계지향 문화 및 결혼상태 순이었다. 연구결과를 토대로, 웰빙을 위해 회복력을 강화하고 시대의 변화에 적응하고 수용할 수 있는 건강한 간호조직문화가 조성될 수 있도록 전략을 세워야 할 것이다. 이를 통해 간호사들의 건강증진은 물론 간호 소비자와 조직에도 긍정적인 영향을 줄 수 있을 것이다.
