간호사가 인식한 간호관리자의 진정성 리더십이 조직몰입 및 직무만족에 미치는 영향: 임파워먼트의 매개효과를 중심으로 (Influence of Nurse Managers' Authentic Leadership on Nurses' Organizational Commitment and Job Satisfaction: Focused on the Mediating Effects of Empowerment)

  • Purpose: The aim of this study was to examine the mediating effect of empowerment in the relationship of nurse managers' authentic leadership, with nurses' organizational commitment and job satisfaction. Methods: The participants in this study were 273 registered nurses working in five University hospitals located in Seoul and Gyeonggi Province. The measurements included the Authentic Leadership Questionnaire, Condition of Work Effectiveness Questionnaire-II, Organizational Commitment Questionnaire and Korea-Minnesota Satisfaction Questionnaire. Data were analyzed using t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson correlation coefficients, simple and multiple regression techniques with the SPSS 18.0 program. Mediation analysis was performed according to the Baron and Kenny method and Sobel test. Results: There were significant correlations among authentic leadership, empowerment, organizational commitment and job satisfaction. Empowerment showed perfect mediating effects in the relationship between authentic leadership and organizational commitment. It had partial mediating effects in the relationship between authentic leadership and job satisfaction. Conclusion: In this study, nurse managers' authentic leadership had significant influences on nurses organizational commitment and job satisfaction via empowerment. Therefore, to enhance nurses' organizational commitment and job satisfaction, it is necessary to build effective strategies to enhance nurse manager's authentic leadership and to develop empowering education programs for nurses.

조선업 협력업체 근로자의 자아존중감, 직무만족 및 이직의도와의 관계 (Relationships of Self-esteem to Job Satisfaction and Turnover Intention among Ship-building Supply Workers)

  • Purpose: This is a descriptive correlation study to identify self-esteem, job satisfaction, and turnover intention among ship-building supply workers. Methods: The subjects were 199 ship-building supply workers at two small & medium-sized ship-building supply companies in K city. The data were collected from March 1st through 31st, 2013. The collected data were analyzed using the SAS program through t-test, ANOVA, Scheff$\acute{e}$ test, and Pearson's correlation coefficients. Results: There was a positive correlation between self-esteem and job satisfaction (r=.29, p<.001), a negative correlation between self-esteem and turnover intention (r=-.20, p<.001). Also there was a negative correlation between job satisfaction and turnover intention (r= -.58, p<.001). Conclusion: This finding identified that the self-esteem and job satisfaction were an important variable related to the turnover intention. Therefore, organizational managers need to develop strategies for improving workers' self-esteem and job satisfaction to prevent and decrease worker's turnover intention.

행정직 간호사의 조직침묵, 전문직업성이 직무배태성에 미치는 영향 (Effects of Organizational Silence and Professionalism on Job Embeddedness among Nurses in Hospital Management)

  • Purpose: The purpose of this study was to provide data to establish an efficient manpower management plan so that the organization can identify the influence of organizational silence and professionalism on job embeddedness among nurses in hospital management. Methods: Self-report questionnaires were distributed to 150 nurses in hospital management who were working in general hospitals with less than 900 beds but more than 300 beds in the districts of Seoul and Gyunggi, Gangwon province. Of the questionnaires, 127 out of 150 copies were collected and 120 copies were used for final analysis. Seven were not considered sincere in the responses. Data were analyzed using SPSS ver. 22.0 statistic program, t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson correlation coefficients and multiple regression. Results: Organizational silence and professionalism had significant influence on job embeddedness, which explained 43.4% of job embeddedness. Conclusion: The results indicate that in order to raise job embeddedness, it is necessary to provide various programs to change communication patterns in the nurses in hospital management, and to create environments in which nurses in hospital management can present various opinions.

신규간호사의 직무 스트레스, 자아존중감, 회복탄력성이 현장적응에 미치는 영향 (The Influence of Job Stress, Self-Esteem, and Resilience on the Field Adaptation in Newly Graduated Nurses)

  • Purpose: This study aims to determine the relation among job stress, self-esteem, resilience, and field adaptation of the newly graduated nurses, through which an effective mediation strategy toward field adaptation and basic data on improving nursing quality can be established. Methods: The subjects were 110 newly graduated nurses who have worked at a tertiary hospital and a general hospital for less than 12 months. The data were collected, using self-reported questionnaires, from July 9 to July 31, 2018, and were analyzed by descriptive statistics, t-test, one-way ANOVA, $Scheff{\acute{e}}$ test, Pearson's correlation coefficient and stepwise multiple regression using an SPSS/WIN 24.0 program. Results: The study result showed that the newly graduated nurses' job stress, resilience, job satisfaction, and desired department influenced their field adaptation, explaining 60.2% of the variance in the field adaptation (F=42.14, p<.001). The nurses' job stress had the biggest influence on their field adaptation, explaining 38.7% of the variance. Conclusion: Human resource management strategy considering those influencing factors may improve the filed adaptation of newly graduated nurses and help them to retain in their work field.

임상간호사의 프리젠티즘에 영향을 미치는 요인 (Influencing Factors on Presenteeism of Clinical Nurses)

  • Purpose: This study was conducted to identify the influencing factors of job stress, self-efficacy, and organizational culture to presenteeism in clinical nurses. Methods: A descriptive correlation research design was used for the this study. The subjects were 245 nurses working at the hospital in S, A and C City, from August $1^{st}$ to October $30^{th}$ 2014. Data were analyzed using t-test, ANOVA, $Scheff{\acute{e}}^{\prime}s$ test, stepwise multiple regression by SPSS 21.0 program. Results: Job impairment indicated a significant positive relationship to job stress (p=.009), health problem (p<.001), and indicated significant negative relationship to self-efficacy (p<.001), innovative-oriented (p<.001), affiliative-oriented (p=.002), task-oriented (p=.026) in organizational culture. Significant factors of influencing to presenteeism were self-efficacy (p<.001, ${\beta}=-.363$), culture of task-oriented (p<.001, ${\beta}=-.248$) in organizational culture, and health problem (p=.002, ${\beta}=.187$). Conclusion: Self-efficacy was defined as a variable to influence on presenteeism, and developing of strategies and program to strengthen self-efficacy and task-oriented of organizational culture in nursing is helpful to reduce the presenteeism of clinical nurses.

중소병원 간호사의 피로와 직무만족 및 이직의도와의 관계 (Relationships of Fatigue to Job Satisfaction and Turnover Intention among Clinical Nurses at Small & Medium-Sized Hospitals)

  • 본 연구는 중소병원 간호사의 피로와 직무만족 및 이직의도와의 관계를 파악하기 위한 서술적 조사 연구이다. 대상자는 K시와 B시에 위치한 2 곳의 중소병원 간호사 162명 이었고, 자료수집 기간은 2013년 2월 1일부터 28일까지 이었다. 자료분석은 카이제곱검정, t-test, ANOVA, Scheff$\acute{e}$ test 및 Pearson's correlation coefficients를 사용하였다. 높은 수준의 피로는 직무만족 및 동료 하부요인과 각각 유의한 음의 상관관계를(r=-0.29, p=.0214; r=-0.29, p=.0239), 이직의도와는 유의한 양의 상관관계를 보였다(r=0.33, p=.0089). 또한 직무만족은 승진 및 전반적인 직무만족 하부요인이 이직의도와 각각 유의한 음의 상관관계를 보였다(r=-0.17, p=.0268; r=-0.19, p=.0144). 그러므로 간호관리자는 피로 유발요인 및 이직의도를 예방하고 감소시키기 위하여, 직장내 동료와의 관계, 승진 및 전반적인 직무만족 하부요인 등을 충분히 숙고하여 안전한 작업환경을 조성하고, 효과적인 조직관리시스템을 적용할 필요가 있을 것으로 사료된다.

공공형 어린이집 교사 양성에 대한 교육요구도 (The Curriculum Need for a Public Child-care Teacher)

  • 본 연구는 현장 중심의 어린이집 교사 양성 교육과정을 개발하기 위하여 교사, 원장, 보육관련학과 재학생 257명을 대상으로 실시되었으며, 직무요구조사 질문지를 사용하였다. 결과처리는 빈도분석, t-검증, 교차분석, ANOVA 검증 및 Sch$\acute{e}$ffe 사후검증을 실시하였다. 결과는 첫째, 공공형 어린이집에서는 전문대 출신 보육교사에 대하여 채용을 긍정적으로 생각하고, 채용 시 성실성과 수업능력을 중요하게 생각하는 것으로 나타났다. 또한 원장 및 교사들은 보육교사 자격증이 중요하다고 생각한데 비하여 재학생들은 유치원 정교사 자격증과 각종 실기관련 자격증이 필요하다고 생각하여 차이를 보였다. 둘째, 원장과 재학생은 공공형 어린이집 직무 중 교수학습준비 및 실제, 학부모 상담, 아동보호 및 안전 관련 업무를 중요하게 생각하였고, 교사들은 공공형 어린이집 직무 중 교수학습준비 및 실제, 학부모 상담, 시설관련 업무를 중요하게 생각하는 것으로 나타나 이 부분에 대한 보육현장중심의 교육과정개발이 강화되어야 하는 것으로 나타났다.

항만하역근로자의 직무 스트레스와 자아탄력성이 직무 스트레스 회복경험에 미치는 영향 (The Impacts of Job Stress and Ego-resilience on Recovery Experience from Job Stress in the Container Terminal Workers)

  • Purpose: This study was conducted to identify the factors affecting container terminal worker's recovery experience from job stress. Methods: The subjects were 299 workers from one S dock in P city. Data were collected from April 5 to June 5, 2015 and analyzed by SPSS/WIN 18.0 program using descriptive statistics, t-test, ANOVA, $Sheff{\acute{e}}$ test, Pearson's correlation coefficients, and logistic regression. Results: The mean scores of job stress, ego-resilience, and recovery experience from job stress were 47.18, 46.90, and 49.17 respectively. Recovery experience according to the general characteristics showed significant correlation between daily exercise. There was a significant negative correlation between recovery experience and job stress, and a positive correlation between recovery experience and ego-resilience. Recovery experience was 2.54 times higher for a high ego-resilience group than for a low ego-resilience group, and the group that exercised was 2.25 times higher, than the non-exercising group. The group with a low level of interpersonal conflict was 1.97 times higher, than a group with a high level of interpersonal conflict. Conclusion: Based on this study, intervention programs to increase ego-resilience, decrease interpersonal conflict, and encourage over 30-minute-daily exercise for in container terminal workers should be developed to improve recovery experience of job stress.

간호사의 윤리적 딜레마, 대처유형, 직무만족도 및 이직의도와의 관계 (Relationships between Nurses' Ethical Dilemma, Coping Types, Job Satisfaction and Turnover Intention in Korea)

  • Purpose: This study was to identify ethical dilemma, coping types, job satisfaction and turnover intention in order to examine nurses' ethical recognition. Methods: The subjects were 1,225 registered nurses who were working in 111 general hospitals with more than 300 beds in Korea. The data were collected from August 15 to September 15, 2010 by using the self-reported questionnaires. The data were analyzed by descriptive statistics, t-test, ANOVA, $Scheff\acute{e}$ test and Pearson's correlation coefficient, using the SPSS/WIN 17.0 program. Results: The mean score of the level of ethical dilemma was 0.69/1, and nursing practice area was the highest (M=0.75). The result showed that nurses experienced ethical dilemma in many cases in their practice. The mean score of the level of coping with ethical dilemma was 1.43/3. The score of the job satisfaction of the participants was 2.97/5, and that of the turnover intention was 2.94/5. The ethical dilemma demonstrated significant correlations with coping (r=.255, p<.001), turnover intention (r=.079, p=.005), and job satisfaction (r=-.212, p<.001). Conclusion: Nurses need to get education on reducing ethical conflict as well as training to develop strategies for effective coping with ethical dilemma in practice. Futhermore, it is necessary to take efforts as a whole to increase nurses' job satisfaction and to reduce their turnover intention.

요양보호사의 소진에 미치는 영향요인에 대한 융합연구 (A Convergence Study on Factors Influencing Burnout in Caregivers)

  • 본 연구는 요양보호사의 소진에 미치는 영향요인을 파악하고, 이를 기반으로 요양보호사의 소진감소프로그램 개발을 위한 기초자료를 제공하기 위하여 시도된 융합연구이다. 연구대상자는 G시 소재한 요양보호시설에 6개월 이상 근무한 요양보호사 중 연구목적을 이해하고 자발적으로 연구에 참여를 동의한 대상자에게 2015년 9월 설문지를 배부하여 총 185부를 분석하였다. 자료분석은 t-test, one-way ANOVA, $Scheff{\acute{e}}$ test, Pearson's correlation coefficient 및 Stepwise multiple regression을 구하여 분석하였다. 요양보호사의 소진에 미치는 영향요인은 개인역할 및 일상업무요인 스트레스(${\beta}=.307$, p<.001), 상사관계 스트레스(${\beta}=.186$, p<.021), 자신감(${\beta}=.182$, p<.005) 및 소극적 대처방식(${\beta}=.140$, p<.035)으로 총 27.5%의 설명력을 보였다. 본 연구결과를 토대로 요양보호사의 소진을 감소시키기 위해서는 스트레스를 감소하고 자신감을 상승과 더불어 대처방식을 다양화 할 수 있는 소진감소 프로그램 개발이 필요할 것으로 사료된다.
