The Role of Emotional Labor Strategies Based on Job Demand- resource Theory (직무요구- 자원 이론에서의 감정노동전략의 역할)

  • This study investigated the effects of job demand-resource variables that appear in a special organizational environment such as a hospital on job burnout and job engagement using the job demands-resources model of Schaufeli & Bakker(2004). And also the study investigated to verify discriminatory mediating roles of emotional labor strategies in the process. The main finding of this study was as follows: Job demands-resources showed a positive relationship in the job burnout and job engagement, and job demands induced surface acting and job resources induced deep acting. However, deep acting showed a positive relationship to job engagement, and surface acting showed a negative relationship with job burnout unlike in previous study results, which was not significant. The results of verifying the meditation model through Boostrap showed that since the two indirect effects were not significant, the meditating role of emotional labor strategies was not verified in the effects of job demand-resource levels on job attitudes, including job burn out and job engagement.

  • This study is of academic significance to investigate the relationship between person-job fit and job-based psychological ownership, which previous studies lacked, and further confirmed for the first time in Korea that job-based psychological ownership mediates the relationship between person-job fit and job performance. In addition, the study supports the expectation theory that competency suitability affects job performance and the social exchange theory that requirement suitability affects job performance.

  • The purpose of this study is to investigate the mediating role of proactive behaviors in the mechanism which job crafting affects organizational effectiveness. Through this study, we tried to contribute to the following theoretical and practical aspects. First, we tried to extend the theoretical discussion by identifying the relationship between job crafting, proactive behavior, and organizational effectiveness. Second, we provide practical implications for Korean organizational members based on proven job crafting, proactive behavior, and organizational effectiveness, and contribute to creating a work environment that enhances job satisfaction and reduces turnover intention. The results of this study are as follows. First, increasing structural job resource, increasing social job resource and increasing challenging job demand, which are sub-factors of job crafting, had a positive effect on job satisfaction. Second, increasing structural job resource, increasing social job resource and increasing challenging job demand, which are sub-factors of job crafting, had a negative effect on turnover intention. Third, job crafting had a positive effect on proactive behavior. Fourth, proactive behavior mediated the relationship of increasing structural job resource, increasing social job resource, increasing challenging job demand, and job satisfaction. Fifth, proactive behavior mediated the relationship of increasing structural job resource, increasing social job resource and turnover intention. This study provides an understanding of the impact of job crafting on organizational effectiveness and is expected to contribute to future research on job crafting.

A Multi-level Study on the Effect of Servant Leadership and HRM Control Types on Job Burnout (서번트리더십과 인사관리 유형이 직무소진에 미치는 영향에 관한 다층분석)

  • In order to understand job burnout, it is necessary to consider not only the working environment according to the market environment but also the social situation of the team or the organization. This study analyzed the effects of job demands and job resources on job burnout based on JD-R theory. In other words, the team-level variables, servant leadership and HRM control types, were tested for the effect of moderating the individual workload, emotional labor and job burnout. The results of empirical analysis showed that the higher the self-efficacy, the less job burnout, whereas the higher the workload and emotional labor, the more job burnout. Second, the more positive the team level input and result oriented HRM are, the less positive regression relation of workload and job burnout is. Finally, it was found that the intensity of the regression relation of negative self-efficacy and job burnout was amplified in the team with servant leadership.

An Analysis on Librarian Competencies and Job Type in the Organization of Information (정보조직 사서직 역량 및 직무 유형 분석)

  • This study analysed the librarian competencies and job type to identify the present state of required librarians and to suggest the direction for education in the organization of information. As the result of investigation 278 job announcement, the traditional qualifications and the knowledge of new standard and S/W related electronic resources are required. The job type divided between cluster for the traditional demands and cluster for electronic resources and information technology. It proposed the expansion of education related electronic resources and information technology, the balance of theory and practice, and the adoption of new teaching method for education in the organization of information.

The Differential Effects of Transformational Leadership and Organizational Justice on Work Engagement : the Mediating Role of Psychological Contract Breach (변혁적 리더십 및 조직 공정성이 직무열의에 미치는 차별적 영향 : 심리적 계약위반의 매개효과)

  • The purpose of this study is to identify the differential effects of transformational leadership and organizational justice on psychological contract breach and work engagement, and to suggest practical implications. To this purpose, this study theoretically references equity theory which recognizes the relationship between organizational input and output, social exchange theory which explains the exchange relationship between members and organization, and job demand-resource (JD-R) model that combines job demands and job resources. A empirical study was conducted on 277 employees at 18 companies of diverse industries including manufacturing, distribution, and finance, and to eliminate the common method bias problem, the dependent variable was measured using peer evaluation. The results of this study showed that: 1) both transformational leadership and organizational justice had a significant positive effect on work engagement and significant negative effect on psychological contract breach; and 2) psychological contract breach played a partial mediating role in the relationship between transformational leadership and work engagement as well as between organizational justice and work engagement. Therefore, this study suggests that, as organizational justice has stronger influence on work engagement and psychological contract breach than transformational leadership, organizations should not only train its leaders but also guarantee fairness.

The Relationships Among Job Burnout, Organizational Citizenship Behavior, Work Engagement, and Social Capital via Smartphone use in The Navy Soldiers on Duty: A Moderated Mediation Model (해군 병사들의 직무소진과 조직시민행동의 관계: 직무열의와 스마트폰을 통한 사회적 자본의 조절된 매개효과)

  • This study attempted to verify the relationship between job burnout and organizational citizenship behavior among South Korean soldiers in the Navy force by applying the Job Demands-Resource Model and Conservation of Resource Theory, and the moderated mediating effect of social capital through the work engagement and smartphone use. The mediating effect of work engagement and the moderating effect of social capital via smartphone use were examined in the relation between job burnout and organizational citizenship behavior. We combine the mediation effect model and the moderation effect model and tested the moderated mediation effect. To perform this study, the survey was conducted on the navy soldier on duty, and total of 324 data were analyzed. The results of this study were as follows: the complete mediation effect of work engagement in the relation of job burnout and organizational citizenship behavior was verified, social capital via smartphone use moderated the relation between job burnout and work engagement, and the moderated mediation effect of social capital via smartphone use in the relation between job burnout and organizational citizenship behavior through work engagement was identified. Based on the results, implications, limitations, and future research directions of the current study were discussed.

The Effect of the Supervisor's Transformational Leadership on Employees' Work Engagement : Focusing on the Mediating Effects of Psychological Contract Breach and Organizational Anomie (변혁적 리더십이 직무열의에 미치는 영향: 심리적 계약 위반과 조직아노미의 매개효과를 중심으로)

  • The goal of this study was to verify that effectiveness of transformational leadership in impacting work engagement with the psychological contract breach among members of the organization and organizational anomie as mediating factors. The mediating effect of psychological contract breach and organizational anomie on the relationship between transformational leadership and work engagement was explored using a theoretical approach based on Social Exchange Theory, Social Information Processing Model and Job Demands- Resources Model. To avoid common method bias, the dependent variable was surveyed using employee peer review. 277 surveys were collected from 18 companies in diverse industries including manufacturing, distribution, and finance. The results of the analysis showed that transformational leadership has a significant positive effect on employees' work engagement, while having a significant negative effect on psychological contract breach and organizational anomie. In addition, psychological contract breach and organizational anomie were found to act as partial mediators in the relationship between transformational leadership and employees' work engagement. Overall, this study showed that if leaders at organizations can assist employees to overcome negative factors such as psychological contract breach and organizational anomie through transformational leadership, it is possible to improve employees' work engagement.

Structural Relationship among Self Leadership, Attitude and Customer Orientation of Employees in Travel Agency (여행사 종사원의 셀프리더십, 태도 및 고객지향성의 구조적 관계)

  • The purpose of this study was to research the relationships among self-leadership, job satisfaction, organizational commitment and customer orientation one of the performance variables of employees in travel agency. As more and more travel agency organizations move toward competitive environments, organizational members at all levels are being encouraged to take greater responsibility for their own job tasks and work behaviors. Self-leadership involves the influence people exert over themselves to achieve the self-motivation and self-direction needed to accomplish desirable outcomes. To accomplish this study, it was determined that the analysis derived from a hypothesis and literature reviews and data collected from 206 employees in travel agency.The results of empirical analysis showed as follows. First, Self-leadership has a significant effect on job satisfaction, organizational commitment and customer orientation. Second, Job satisfaction has a significant effect on organizational commitment and customer orientation. Third, Organizational commitment has a significant effect on customer orientation. Based on these findings, the implications and limitations of the study were presented including some directions for future studies.

The Mediating Effects of Subordinates' Self-Directed Learning Ability on the Relationship between IT Company Manager's Authentic Leadership and Subordinates' Work Engagement (IT 기업 관리자의 진성 리더십이 구성원의 직무 열의에 미치는 영향: 구성원 자기주도학습 능력의 매개효과)

  • In order to increase corporate competitiveness in the fourth industrial revolution environment, it is most important to secure and nurture talented people with digital capabilities. In particular, because the knowledge and skills required in the IT sector are newly created or added, enhancing expertise through upskilling and reskilling of IT company members is essential. Thus, this study proposed theoretical discussions and practical implications for strengthening the competitiveness of IT company in terms of human resource development by analyzing the mediating effects of subordinates' self-directed learning ability in the relationship between managers' authentic leadership and subordinates' work engagement. The results of this study were as follows: First, authentic leadership of IT company manager had positive effect on subordinates' work engagement. Second, self-directed learning ability of subordinates' had partial mediating effect on the relationship between IT company manager's authentic leadership and subordinates' work engagement.
