The Relationship among Work-Family, Work-Leisure, Work-Growth and Turnover Intention of Nurses (간호사의 일과 삶의 균형에 대한 인식과 이직의도의 관계)

  • This study is to identify the relationship among work-life balance and turnover intention of nurses and examine the influence of work-family balance, work-leisure balance, work-grow balance on turnover intention of nurses. Data were collected from nurses working at five hospitals with more than 30 beds in Seoul and analyzed by descriptive statistics, t-test, ANOVA, Pearson's correlation analysis and multiple regression analysis using Jamovi(1.6.23) program. The final sample were made up of 247 participants. In the correlation analysis, work-life balance and turnover intention showed negative correlation. As a result of multiple regression analysis, work-grow balance affected as a meaningful influence factor on turnover intention. It is necessary to carefully examine the sub-factors of work-life balance in order to understand the impact on turnover intention of nurses. And, hospitals need to provide organizational support for nurses' growth and career development.

Factors Influencing Job Embeddedness Toward Nurses in Small-and Medium-Sized Hospitals (소규모 중소병원 간호사의 직무착근도에 미치는 영향요인)

  • The purpose of this study was to provide nurses with the basic data to prepare nurses for systematic job embeddedness, job stress, and burnout in small and medium-sized hospitals and to identify any correlations. The data were collected between 1 November 2018 and 28 February 2019. The factors and general characteristics influencing the job embeddedness were found to be position (t=3.53, p<.001), total career (F=3.46, p=.034), current career (F=5.59, p=.004), and turnover experience (t=-1.72, p=.008). The job embeddedness was negatively correlated with the awareness of burnout (r=-.570, p<.001) and job stress (r=-.349, p<.001). Burnout (β=-.570, p<.001) and job stress (β=-.552, p<.001) had significant effects on job embeddedness (F=46.21, p<.001); the explanatory power of these variables was 34.9%. In other words, nurses in hospitals with fewer than 200 beds experienced higher job stress because they were exhausted. This suggests that it has a negative effect on job arrival, which is the intention to remain in the current organization. Therefore, it is necessary to manage exhaustion and job stress appropriately for the job.

The influence of nursing organizational commitment and job satisfaction on intention of resignation of clinical nurses (병임상간호사의 간호조직몰입과 직무만족이 이직의도에 미치는 영향)

  • The purpose of this study was to identify the influence of nursing organizational commitment and job satisfaction on intention of resignation of clinical nurses. The subjects of this study were clinical nurses who were working at general hospitals in Pusan and Taegu in Korea. The questionnaires were sent to 850 clinical nurses at 8 general hospitals and 790(92%) answers were replied. Data were collected from Oct. 4 to Oct. 30. The instruments of this study were scales for the measurement of nursing orgainzational commitment, job satisfaction and intention of resignation of clinical nurses. The Cronbach ${\alpha}s$ of the scales were .9385, .9232, .6847. After screening of data, 769 cases were analyzed with SPSS/WIN 10.0 program. The results of the study were as followings: 1. Average score of the nursing organizational commitment, job satisfaction and intention of resignation of the subjects were 48.50, 50.23 and 12.20. 2. There were significant differences in nursing organizational commitment, job satisfaction and intention of resignation by age, marital status, religions, education level, position, career, and work place. 3.   • The present study examined the causal relationships among nurses' job environment /job characteristics(work overload, lack of autonomy, professional role conflict, interpersonal relationships), maturity, job stress, job satisfaction and turnover intention by constructing and testing a theoretial framework. Based on Katz and Kahn's (1978) theory of organizational open system and Kahn, Wolfe, Quinn, and Snoek's (1964) theory of stress, nurses' turnover intention, job satisfaction and job stress were conceived of as outcomes of the interplay between personal characteristics and work environment. Personal aspects associated with outcome variables included professional knowlege and skill, and maturity(challenge, commitment, control, responsibility). The work environment factors involved work overload, lack of autonomy, professional role conflict, and interpersonal relationships (social support). Three university hospitals located in Seoul were selected to participate. The total sample of 443 registered nurses represents a response rate of 96 percent. Linear structural relationships (LISREL) technique was used to test the fit of the proposed conceptual model to the data and to examine the causal relationships among variables. The result showed that both the proposed model and the modified model fit the data excellently, revealing considerable explanatinal power for job stress and job satisfaction. The explanatory power of turnover intention was relatively lower than those of stress and satisfaction. In predicting nurses' stress, satisfaction and turnover intention, the findings of this study clearly demonstrated that professional role conflict might be the most important variable of the all the environmental variables and personal characteristics. The results were dis-cussed, including directions for the future research and practical implications drawn from the research were suggested.

Job Satisfaction, Organizational Commitment and Turnover Intention among Male Nurses (남자간호사의 직무만족, 조직몰입 및 이직의도)

  • Purpose: This study aimed to investigate job satisfaction, organizational commitment and turnover intention among male nurses in South Korea. Methods: Data were collected in May, 2013 and a total of 150 male hospital nurses participated in this study. Job satisfaction, organizational commitment and turnover intention were measured using a structured questionnaire. Collected data were analyzed using SPSS/WIN 20.0 for windows. Results: There were statistically significant correlations between job satisfaction and organizational commitment (r=.74, p<.001), job satisfaction and turnover intention (r=-.56, p<.001), and organizational commitment and turnover intention (r=-.69, p< .001). There was a statistically significant difference in job satisfaction of participants according to education, work unit, and salary. Organizational commitment showed significant difference according to age, education, work unit, and salary. Turnover intention was significantly different according to duration of employment in the hospital, and salary. The most influential factor for turnover intention was organizational commitment (${\beta}=-.69$, p<.001). This factor accounted for 47.8% of the variance in turnover intention. Conclusion: The results of this study indicate that to reduce turnover intention for men in nursing, it is necessary to increase job satisfaction, and organizational commitment.

Effects of Nurses' Mentoring on Turnover Intention: Focused on the Mediating Effects Role Stress and Burnout (간호사의 멘토링이 이직의도에 미치는 영향: 역할 스트레스와 소진의 매개효과 중심으로)

  • Purpose: The purpose of this study was to investigate the casual relationship between nurses' mentoring and turnover intention and to verify the goodness of fit between a hypothetical model and actual data in order to suggest an adequate model. Methods: The survey was conducted with 434 nurses working in general hospitals in Seoul. Data were collected during February 2013, and analyzed with SPSS Windows 18.0 and AMOS 7.0. Results: Mentoring was found to have a direct effect on decrease in role stress. Role stress had a direct effect on increase in burnout and mentoring, with role stress as a mediator, there was an indirect effect on burnout. Burnout had a direct effect on increase in turnover intention, and role stress, with burnout as a mediator, and mentoring, through role stress and burnout, an indirect effect was found on increase in turnover intention. Conclusion: The results of this study indicate that nursing managers should put effort into reducing role stress and burnout, while seeking to establish a more efficient mentoring system so that for nurses, there will be a lowering of turnover intention.

Impact of Interpersonal Relationship Ability, Job Stress, and Stress Coping Type on Turnover Intention of Nurses in the Early Stage of their Careers: Focusing on Job Stress (초보간호사의 대인관계능력, 직무 스트레스, 스트레스 대처유형이 이직의도에 미치는 영향: 직무 스트레스를 중심으로)

  • Purpose: This study aimed to examine the effects of interpersonal relationship ability, job stress, and stress coping type on the turnover intention of nurses in the early stage of their careers. Methods: Data were collected from 136 early stage nurses from two general hospitals and one tertiary hospital in Chungbuk province. An early stage nurse was defined as the nurse with a work experience of 3 to 36 months. The collected data were analyzed using independent t-test, one-way ANOVA, Mann-Whitney U test, Person's correlation coefficient, and stepwise multiple regression. Results: It was seen that turnover intention had a negative correlation with interpersonal competency (r=-.20, p=.020) and a positive correlation with job stress (r=.56, p<.001). Job stress due to work over load, inadequate compensation and working environment, interpersonal relationship ability, and length of clinical career were significant factors influencing turnover intention (p<.05). These variables explained for 50.4% of the variance in turnover intention. Conclusion: It is necessary to develop an interpersonal relationship ability improvement program to decrease turnover intention among early stage nurses by helping them to successfully adapt to their job. Moreover, it is important to bring about continuous improvements in terms of provision of adequate workload and appropriate rewards, and creation of a suitable work environment to reduce the job stress of early stage nurses.

The Effect of Empowerment on Nursing Performance, Job Satisfaction, Organizational Commitment, and Turnover Intention in Hospital Nurses (병원 간호사의 임파워먼트가 간호업무성과, 직무만족, 조직몰입, 이직의도에 미치는 영향)

  • Purpose: The purpose of this study was to explore the effect of empowerment on nursing performance, job satisfaction, organizational commitment and turnover intention in hospital nurses. Method: The subjects were 345 nurses at a general hospital in D city. Data were collected by structured questionnaire from January 10 to February 15, 2009. Data were analyzed by using descriptive statistics, ANOVA, Scheffe's test, and Pearson correlation coefficient, multiple regression by SPSS win 17.0 program. Results: The mean scores were 3.60(${\pm}.43$) of empowerment, 3.80(${\pm}.38$) of nursing performance, 3.49(${\pm}.55$) of job satisfaction, 4.70(${\pm}.74$) of organizational commitment, and 2.34(${\pm}.84$) of turnover intention. Empowerment was correlated with nursing performance, job satisfaction, and organizational commitment positively, but correlated with turnover intention negatively. As a result of multiple regression, empowerment has 34.3% of the explanatory power on nursing performance, 24.0% on job satisfaction, 30.7% on organizational commitment, and 15.6% on turnover intention. Conclusion: Empowerment was a critical variable affecting nursing job performance, job satisfaction, organizational commitment, and turnover. Also, if various variable - active and adequate child-care support system, provided conditions continue to study, and adequate and appropriate compensation for nursing performance - affecting empowerment are managed, nurses' empowerment level will rise at the same time.

Phenomenological Study on Burnout Experience of Clinical Nurses Who have Turnover Intention (이직의도가 있는 임상간호사의 소진경험에 관한 현상학적 연구)

  • Purpose: This study was aimed to understand the meaning and essentials of the experience of burnout for hospital nurses with turnover intention. Methods: The design was a qualitative research of phenomenological study. Participants: Seven hospital nurses who had worked over three years and had experiences of turnover intention in a hospital with over 400 beds were included. Results: Nine meaningful themes related to burnout experiences and four theme clusters of 1) battery warning sounds almost out; 2) the player who hit the drum and double-headed drum; 3) the target flying arrow without a break; and 4) the pendulum swaying to turn over. Registered nurses (RNs) felt burnout with an overload of work and by the thought that it was illegal action for registered nurses to receive insufficient rewards for their work. RNs also experienced there were no problem solving strategies to verbal violence by patient and medical team. Conclusion: The findings show that burnout experiences for those who had turnover intention was developed from the insight that insufficient training to do work independently with over-load for nurses was not ethical. It suggests that it is necessary to rethink training systems for nursing and hospitals to relieve turnover intention.

The Relationship among Job Overload, Self-efficacy, Emotional Exhaust and Turnover Intention in Clinical Nurses (임상간호사의 직무 과부하, 자기효능감, 정서적 소진과 이직의도와의 관계)

  • Purpose: This study was to identify the relationship among clinical nurse's job overload, self-efficacy, emotional exhaust and turnover intention. Methods: The study was conducted through a survey on 537 clinical nurses in five general hospitals. The data were collected by self-reporting questionnaires and analysed by the SPSS/WIN 17.0 program using descriptive statistics, t-test, ANOVA, Pearson correlation coefficient and stepwise multiple regression. Results: The mean score of turnover intention was 3.04. Turnover intention according to age, total career, job objective, and work off showed significant differences. The significant positive correlations between emotional exhaust and turnover intention (r=.531, p<.001), job overload and turnover intention (r=.514, p<.001) were found. The significant factors influencing turnover intention were emotional exhaust (${\beta}$=.488, p<.001), career (${\beta}$=.175, p<.001), job overload (${\beta}$=.119, p= .003), and number of night (${\beta}$=.117, p=.002), which accounted for 40.3% of the variance. Conclusion: Thought this result, nursing managers should analyze the reasons for high turnover intention, focusing on the main factors affecting turnover intention and consider the solutions to decrease the turnover intention.
