리더-구성원 교환관계가 심리적 임파워먼트와 조직몰입에 미치는 영향 (The Effect of Leader-Member Exchange on Psychological Empowerment and Organizational Commitment)

  • 본 연구의 목적은 리더-구성원 교환관계가 조직몰입과 심리적 임파워먼트에 어떤 영향을 미치며, 또한 리더-구성원 교환관계와 조직몰입간의 관계에서 조직지원 인식이 조절효과를 갖는지를 규명하는 것이다. 이를 위해 수도권 및 강원지역의 기업체에 근무하는 305명의 직원들을 대상으로 분석한 결과 리더-구성원 교환관계는 심리적 임파워먼트와 조직몰입에 정(+)의 영향을 미치는 것으로 나타났다. 또한 심리적 임파워먼트는 조직몰입과 유의한 정(+)의 관계를 갖고 있지만 이들간의 관계에서 조직지원인식은 리더-구성원 교환관계는 조절효과는 없는 것으로 밝혀졌다. 본 연구의 분석결과 조직구성원은 리더와의 좋은 관계유지를 통해 임파워먼트 수준을 높이고 나아가 조직몰입도 증가하는 것으로 나타남에 따라 구성원의 임파워먼트를 증진시킬 수 있는 조직차원의 관심이 필요할 것으로 사료된다. 끝으로 분석결과를 바탕으로 본 연구의 한계 및 향후 연구방향을 제시하였다.

소방공무원의 일과 삶의 균형이 직무만족에 미치는 영향과 조직지원인식의 조절효과에 관한 융합 연구 (The Convergence Study on the Influence of the Work and Life Balance of the Firefighter's on Job Satisfaction and the Moderating Effect of Perceived Organizational Support)

  • 본 연구는 소방공무원의 일과 삶의 균형과 직무만족의 관계에서 조직지원인식이 어떠한 역할을 하고 있는지 파악함으로써 소방공무원의 직무만족에 대한 예방적 차원의 개입 방안을 모색하는데 그 목적이 있다. 이를 위해 경기도 소방공무원 108명을 대상으로 유의표집을 실시하여 조사하였다. 연구결과, 소방공무원의 일과 삶의 균형은 직무만족에 유의미한 영향을 미치며, 일과 삶의 균형과 직무만족 간에 조직지원인식의 조절효과가 유의미하게 나타났다. 웰니스 융합연구로서 본 연구결과를 토대로, 조직지원인식을 소방공무원의 내적 대처자원으로서 적용할 가능성을 보여주었다는 점과 직무만족을 이끌어내기 위한 예방차원의 효과적인 '일과 삶의 균형 정책'의 적극적인 도입과 지원을 할 수 있도록 제안하였다.

중환자실 간호사의 외상성 사건 경험, 자기노출, 사회적 지지 및 외상 후 성장과의 관계 (The Relationship among Traumatic Event Experience, Self Disclosure, Social Support, and Posttraumatic Growth of Intensive Care Unit Nurses)

  • Purpose: This study examined the levels of traumatic event experience, self disclosure, social support, and posttraumatic growth of intensive care unit nurses and their relationships. Methods: Participants were 142 nurses who had worked for more than 3 months in six general hospitals, J province from August 7 to September 25, 2020. Collected data were analyzed using descriptive statistics, independent t-test, ANOVA, Pearson's correlation coefficient, and multiple regression using the program SPSS version 22.0. Results: The posttraumatic growth was found to correlate significantly with self disclosure (r=.23, p=.005), individual support (r=.54, p<.001), and organizational support (r=.32, p<.001). Factors influencing the participants of the posttraumatic growth were individual support (β=.46, p<.001) and organizational support (β=.21, p=.007). These factors explained 32.0% of the variance of ICU nurses' posttraumatic growth (F=14.13, p<.001). Conclusion: Efforts to support positive changes after traumatic event experience for ICU nurses are needed. We suggest to develop individual and organizational supportive programs for posttraumatic growth for ICU nurses and to investigate the effects of the programs.

상사 지원과 동료 지원이 일몰입을 매개로 지식공유에 미치는 영향 (The effect of supervisor support and co-worker support on knowledge sharing via work engagement)

  • Knowledge creation has become one of core assets for companies' survival and success, companies are putting their effort to find the way to stimulate sharing knowledge among their workers. In this vein, the purpose of this study was to examine the effect of supervisor support and co-worker support on knowledge sharing and the mediating effects of work engagement. 328 employees from varity of organizations located in Korea particiapted for questionnaire survey. Structural equation modeling was used to analyze the data. The result has shown that the static correlation exists between supervisor support, co-worker support and work engagement. Co-worker support had positive influences on knowledge sharing intention. However, supervisor support did not have any influence on knowledge sharing intention. There was a mediate effect of work engagement between both of supervisor and co-worker support and knowledge sharing intention. The study implies that co-worker support is important in order to improve organizational learning and work engagement as a strategy to enhance organizational performance.

다수준 분석을 이용한 임상간호사의 조직시민행동과 관련된 요인탐색 (Identification of Factors related to Hospital Nurses' Organizational Citizenship Behavior using a Multilevel Analysis)

  • Purpose: The purpose of this study was to identify factors related to nurses' organizational citizenship behavior using multilevel analysis which included both nurse characteristics at individual levels and nursing unit characteristics at group levels. Methods: The sample was composed of 1,996 nurses who were selected from 182 nursing units in 28 hospitals in six metropolitan cities and seven provinces using cluster sampling. Data were collected using self-reported questionnaires from February to March 2006. Results: The results of the study indicated that individual level variables related to organizational citizenship behavior were religion, job position, clinical career, self efficacy, positive affectivity, and supervisor support. The group level variables related to organizational citizenship behavior were collective efficacy, number of nurses in a nursing unit, and the average salary level of a nursing unit. 30.9% of individual level variances of organizational citizenship behavior were explained by the nurses' individual level variables. The explanatory power of group level variables, which is related to group level variances of organizational citizenship behavior, was 75.5%. Conclusion: This research showed that it was necessary to develop appropriate strategies related to not only individual factors, but also higher-level organizational factors such as collective efficacy, to improve individual performances in the hospital.

일개 종합병원 간호사의 조직몰입, 간호업무환경, 사회적 지지 (Nurses' Perception of Organizational Commitment, Nursing Work Environment, and Social Support in a General Hospital)

  • Purpose: This study was done to identify the influence of nursing work environment and social support on multidimensional organizational commitment among nurses. Methods: The survey was conducted in August 2012 with self-report questionnaire. Participants were 480 registered nurses working in one general hospital. Data were analyzed with descriptive statistics, t-test, ANOVA, Pearson correlation, and multiple regression using SPSS/WIN(16.0). Results: The average scores were; for affective commitment 2.84, for continuance commitment 2.48, and for normative commitment 2.57. There were significant relationships between affective, continuance, normative commitment and sub-factors of nursing work environment and social support. The affective, continuance, and normative commitment were all influenced by 'staffing and resource adequacy' and 'nursing foundations for quality of care', sub-factors of nursing work environment. Distinctively, affective commitment was influenced by 'staffing and resource adequacy', nurses' age, 'nurse-doctor relations', 'supervisor's emotional support', 'nurse participation in hospital affairs', 'nursing foundations for quality of care', and 'supervisor's informational support', which explained 30.9% of variance in affective commitment(F=31.57, p<.001). Conclusion: The findings show that programs which promote supervisors' emotional and informational support are important to enhance nurses' affective commitment. Also, it is necessary to improve nursing work environment to improve nurses' organizational commitment.

보험설계사의 역량과 조직지원이 영업성과에 미치는 영향: MDRT 목표지향성의 매개효과를 중심으로 (The Effect of Insurance Planner's Competency and Organizational Support on Sales Performance: Focused on Mediating Effects of MDRT Goal Orientations)

  • 보험 산업에서 고객과의 장기 관계의 성과는 일반적으로 설계사의 고객 유지 및 신규 고객 확보 증가를 통해 수행된다. 이는 개인 고객과의 장기적 충성도의 유대를 구축하고 유지하기 위해서는 설계사의 역량과 조직지원의 개선이 시급함을 시사한다. 따라서 본 연구는 설계사의 역량과 조직지원이 영업성과에 미치는 영향을 분석하고, 또한 역량과 조직지원이 영업성과에 미치는 영향력에서 MDRT 목표지향성 매개역할을 실증적으로 검증하고자 하였다. 본 연구결과는 다음과 같다. 첫째, 상품 및 고객역량, 디지털 역량, 네트워크 역량은 영업성과에 정(+)적 영향을 미치는 것으로 밝혀졌다. 둘째, 영업지원은 영업성과에 정(+)적 영향을 미치는 것으로 밝혀졌다. 셋째, 설계사의 역량과 영업성과 간에 MDRT 목표지향성은 매개효과가 있는 것으로 나타났다. 또한, 영업지원과 영업성과의 관계에서 MDRT 목표지향성은 완전매개효과를 가지는 것으로 나타났다. 이는 설계사의 우수한 역량을 통한 고객관리, 보험 트렌드 변화에 대응하는 조직지원, MDRT 목표지향성을 통한 역량개발이 영업 성과에 긍정적인 영향을 미친다는 것을 의미한다.

The Effect of Learning Support Leadership on Learning Agility and Job Satisfaction of Organizational Members

  • We study is to confirm the influence of the manager's learning support leadership perceived by the organizational members of small and medium-sized ICT companies on the learning agility and job satisfaction of the organizational members. In addition, this study was to confirm the relationship between learning agility and job satisfaction and the mediating effect of learning agility. To this end, the statistical package program SPSS 24.0 and SPSS PROCESS Macro Model were used for 352 copies. In other words, the results of analysis through frequency analysis, reliability analysis, factor analysis, regression analysis, and bootstrapping method to verify the established research hypothesis are as follows. First, the leadership of the manager's learning support showed a positive effect on job satisfaction. Second, the leadership of the manager's learning support showed a positive effect on learning agility. Third, learning agility was statistically significant in job satisfaction. Fourth, learning agility showed a mediating effect between learning support leadership and job satisfaction. As shown in the results of this study, it was shown that in order to improve the job satisfaction of organizational members, the learning support leadership of the manager and the learning agility of the members can be systematically improved. In other words, in terms of strategic human resource management and strategic human resource development, the organization was required to establish systematic systems and continue to implement them. In particular, there was a need for the development and operation of programs that could develop and improve competency for learning support leadership and learning agility.

건설현장 소장의 진성리더십이 현장직원의 이직의도에 미치는 영향 - 조직후원인식의 매개효과 - (Examining the effects of project manager's authentic leadership on field staffs' intention to leave and mediating roles of field staffs' perceived organizational support)

  • 본 연구는 건설현장 소장의 진성리더십이 현장직원의 이직의도에 미치는 영향과 이들 간의 관계에 있어서 조직후원인식의 매개역할을 살펴보았다. 본 연구의 조사대상자는 고속도로 건설현장(37개), 인천공항 건설현장(12개), 철도 건설현장(10개), 광역지자체 건설현장(14개), 국도 건설현장(2개)으로 총 75개 건설현장에 근무하고 있는 현장직원을 대상으로 하였다. 회수된 설문지 630부 중에서 불성실한 응답자를 제외한 622부가 분석 자료로 활용되었다. 설문분석결과는 다음과 같다. 첫째, 현장소장의 진성리더십은 현장직원의 조직후원인식에 긍정적인 영향을 미친다는 것을 확인하였다. 둘째, 현장소장의 진성리더십은 이직의도와는 직접영향관계가 없는 것으로 나타났다. 셋째, 현장직원의 조직후원인식은 이직의도에 부(-) 영향을 미친다는 것을 확인하였다. 넷째, 현장직원의 조직후원인식은 현장소장의 진성리더십과 이직의도 사이에서 완전매개 작용을 하는 것을 확인하였다. 이러한 결과는 현장소장의 진성리더십이 현장직원의 조직후원인식을 향상시키고 향상된 조직후원인식은 현장직원들의 이직의도를 저하시킨다는 것을 알 수 있었다. 본 연구는 건설현장 내에서 절대적 권한을 갖고 있는 건설현장 소장의 진성리더십의 영향력을 평가하였고, 매개변수로써 조직후원인식의 역할을 검증하였다는 점에서 의의가 있다.

EDI 시스템의 확산과 성과에 관한 실증적 연구 (An Empirical Study on the EDI Diffusion and Performance)

  • Electronic Data Interchange(EDI) has the potential to improve business operations by expediting the exchange of business documents. It will also provide substantive operational and strategic benefits to the trading firms. However, the successful implementation of EDI systems requires the mutual trust and cooperation between the trading firms. The extent of EDI diffusion and performance depends on inter-organizational, intra-organizational, as well as innovation factors. Researches based on the sociopolitical process framework in the use of IT, organizational theory, resource dependence theory, and innovation diffusion theory have identified 3 inter-organizational variables(transaction climate, dependence, external IS expert support) and 4 intra-organizational variables(strategic IS planning, infrastructure, top management support, education/training,), and 3 innovation variables(compatibility, relative advantage, cost) that affect EDI diffusion. In this study, a multi-dimensional measure on EDI diffusion has been developed to capture the external and internal integration. Then, the influence of these 10 variables on the extent to which the EDI adopting firms pursue diffusion has been examined. Whether more diffusion leads to superior performance has also been studied. International trade managers from 107 firms in the trade industry participated in a field survey. The results based on a structural equation model(SEM), developed using AMOS, provide quite a strong support for the hypothesized relations. Both education/training and IT infrastructure influenced external and internal diffusion of EDI systems. Internal diffusion of EDI enables the adopting firms to improve operational and strategic performance, whereas external diffusion contributes only to operational performance.
