Concept Analysis of Organizational Socialization (조직사회화에 대한 개념분석)

  • Purpose : The concept of organizational socialization has been regarded as an abstract concept of organizational learning process and it has been used as strategy for the organizational goal attainment. New graduated nurses' organizational socialization has been a very important process for learning knowledge, skills and behaviors in hospital setting. This study was to analyze and clarify the meaning of the concept of Organizational Socialization. Method : This study use the process of Walker & Avant's concept analysis. Results : The critical attributes of organizational socialization were identified as : 1) Internalization of Value and belief of organization; 2) Learning of organizational rules and modes of living; 3) Improvement of job performance; 4) Maintenance of supportive relationship; 5) Formation of occupational identity. The antecedents of organizational socialization consist of those facts that 1) negative feeling of role; 2) difficulties of interpersonal relationship; 3) unskilled work performance. And the consequences of organizational socialization consist of those facts that 1) organizational commitment; 2) job satisfaction; 3) intention of leave work setting; 4) improvement of job performance; 5) improvement of decision making; 6) maintenance of supportive relationship. Conclusion : Through this concept analysis, the concept of organizational socialization is defined as internalization of value and belief of organization, learning of organizational rules and modes of living, improvement of job performance, maintenance of supportive relationship and formation of occupational identity.

Relationships among Emotional Labor, Burnout, and Organizational Effectiveness of Employees in Public Health Centers (보건소 종사자의 감정노동과 직무소진이 조직유효성에 미치는 영향)

  • Purpose: This study examines the relationship among emotional labor, job burnout and organizational effectiveness of public healthcare center workers. In specific, authors focus on the relationships between emotional labor and job burnout and the one between job burnout and organizational effectiveness and mediating effect of job burnout between emotional labor and organizational effectiveness. Methods: For the empirical analysis, survey was conducted of workers in the public healthcare center, and 502 final data was secured after eliminating the insufficient ones, which were used in the statistical analysis. Results: Emotive effort showed to have a positive effect on organizational effectiveness, however emotive dissonance showed to have a negative effect on organizational effectiveness. Emotive effort showed to reduce the level of all job burnouts while emotive dissonance showed to increase the level of all job burnouts. All job burnout showed to have negative effects on organizational effectiveness. Job burnout showed to have mediating effect between emotional labor and organizational effectiveness. Conclusion: Emotive efforts of emotional labor has positive impact on organizational effectiveness while emotive dissonance has negative impact on organizational effectiveness overall. Therefore, public healthcare center should try to seek for proper way to reduce job burnout of workers, because job burnout functions as mediating element between emotional labor and organizational effectiveness.

The Organization Commitment and Perception of Human Resource Management by Employment Types of School Foodservice Employees (학교급식 직원의 고용유형에 따른 인적 자원 관리 활동에 대한 인식과 조직 몰입도)

  • As the foodservice industry is labor intensive, the efficient management of human resources is an essential element for improving operational efficiency. This study was designed to investigate the performance level of human resource management in self-operated school foodservices and to examine the relationship between human resource management, organizational commitment, and productivity. Whether these factors rated differently by employment and job types was also examined. Data were collected through questionnaires distributed to 60 dieticians and 240 cooks in Seongnam and Yongin. Frequency analysis, factor analysis, the t-test and multiple regression analysis were tested using Minitab. Human resource management practices rated highly in the dimension of employee training (3.51), followed by working environment (3.39), and turnover management (3.37). In contrast, reward management (1.73) and working condition (1.56) received the lowest score. Organizational commitment scored 3.65 points, and showed that dedication (3.82) was the highest score; however, self-esteem (3.50) was the lowest score. For human resource management, there were significant differences between employment types as full time workers (3.85) rated management more highly than part-time worker (3.43). Overall productivity was fairly high, especially in high school foodservices. Only the performance appraisal had an influence on organizational commitment (${\beta}$=0.292, P<0.05). Productivity was positively correlated with human resource management (r=0.432, P<0.001) and organizational commitment (r=0.36, P<0.01). In conclusion, school foodservices need to establish objective performance standards, and increase employee morale by enhancing reward systems and working conditions. In particular, irregular employees require training with job performance standards and given a proper reward program, depending on their performance, to improve organizational commitment.

  • The role of middle managers in local administrative organizations is getting important in showing administrative capacity of public officials who are members, enhancing effectiveness and competitiveness of an organization. The main purpose of this paper is to investigate the effects of demographic characteristics as well as the mediating effects of organizational culture between leadership of middle managers and organizational effectiveness such as job satisfaction and organizational commitment using the sample from local administrative organizations of Kangwon province. Results of empirical study are summarized. In final suggestions, implications and some limitations of the present study are discussed as well.

  • This research attempts to analyze the relationship among leadership, LMX and organizational achievements for chefs in the Jeju district. The results of the research revealed that the leadership type only affected the servant leadership of LMX. Furthermore, the job satisfaction for leadership and LMX was influenced by organizational commitment. Therefore, to strengthen the relationship of LMX, the leadership type's servant leadership must be the essential link between the relationship of LMX, and LMX serves as the link between leadership and organizational achievement. Ultimately, to augment the employer-employee relationship, the factors of servant leadership must be applied, for example, by taking good care of the workers, persuasion, attentively listening to the workers, sympathy, and suggestion of vision, as well as the mutual link and respect among the employers and employees, all of which were shown to have positive influences on the organizational achievements.

The Effects of Social Welfare Center Worker's Public Service Motivation on Organizational Performance (사회복지관 종사자들의 공공봉사동기가 조직성과에 미치는 영향)

  • The purpose of this study was to analyse the effects of public service motivation on organizational performance and suggest the theoretical and policy implications. For this purpose, this study measured the public service motivation and organizational performance of social welfare center workers, set up the study model to analyze the relationships between the public service motivation and organizational performance, and tested hypothesis through questionnaire analysis. The analytical results show that the public service motivation and organizational performance of social welfare center workers are relatively high on the whole. And attraction to policy making, commitment to public interest, compassion, and self-sacrifice as the elements of public service motivation appear to have significant effects on organizational performance. In this study, some theoretical and policy implications are introduced basing on the analytical results.

Influences of Affectivity and Organizational Commitment on Job Satisfaction and Work Performance of Information Security Professionals (정보보안 종사자의 정서성과 조직몰입이 직무만족 및 업무성과에 미치는 영향)

  • The purpose of this study empirically examined relationship among affectivity(positive affectivity vs. negative affectivity) and organizational commitment on job satisfaction and work performance of information security professionals. To this end, we conducted a questionnaire survey on 174 information security professionals and analyzed the collected data using structural equation modeling (SEM). It was found that positive affectivity had a positive influences on organizational committment. But negative affectivity was not significantly related to organizational committment. In addition, organizational committment had a positive relationship with job satisfaction and work performance. The results of the empirical study are meaningful to understand the effects of the positive affective aspect of information security professionals on job satisfaction and work performance.

The Effect of Job Stress and Social Support on the Organizational Effectiveness of Hospital Employees (직무스트레스와 사회적 지원이 병원종사자들의 조직효과성에 미치는 영향에 관한 연구)

  • The purpose of this study is to investigate the effect of job stress and social support on the organizational effectiveness of hospital employees and to examine the role of social support in the experience of job stress among the employees. Previous studies have yielded mixed results regarding the role of social support. Some studies provide supporting evidence for the buffering effect of social support, while others do not. Still others report findings about reverse buffering effects. These inconsistent findings are, in part, accounted for by methodological problems such as poor measurement, small sample size, and the existence of high multicollinearity. To examine more rigorously the role of social support in relation to the negative effects of job stress, this study was carefully designed to overcome methodolgical shortcomings found in the past research. In addition, unlike the previous studies, which were concerned mostly with health-related variables as consequences of job stress, in this study, three work-related variables (job satisfaction, organizational commitment, and intent to stay) which had close relationships with organizational effectiveness were examined as output variables. The sample used in this study consisted of 353 employees from a university hospital in the surburbs of Seoul. Data were collected with self-administered questionnaires and analyzed using canonical analysis and hierarchical regression analysis. The results of this study indicate that; (1) job stress has negative main effects on job satisfaction, organizational commitment, and intent to stay; (2) social support has positive main effects on the same three output variables, (3) social support does not moderate the harmful effects of job stress on the three outcome variables, and (4) the three-way interaction effects of (social support * job stress * gender) and of (social support * job stress * education) are not supported. The implications of these findings for the management of human resources are discussed.

A Study on the effect of Hierarchical culture of Construction Industry to the Empowerment and Organizational Effectiveness (위계문화가 임파워먼트 및 조직유효성에 미치는 영향에 관한 실증연구 -건설산업 중심으로-)

  • The purpose of this study is to identify Hierarchical Culture of construction enterprises, Empowerment, and Organizational Effectiveness through empirical research. To perform this study, we carried out a survey targeting executives of construction companies in Seoul, metropolitan area, and non-metropolitan area. For analyzing, SPSS Statistical Techniques, Reliability analysis, Factor analysis, Multiple Regression analysis were used. The results of the study are as follows. First, the Hierarchy of the Culture affects significantly positive (+) on Organizational Effectiveness. Second, Hierarchical Culture affects the significantly positive (+) to the Empowerment. Third, Hierarchies and Cultural Empowerment was found to significantly affect the positive (+) on Organizational Effectiveness. Based on the conclusions, Hierarchical Culture of the domestic construction industry has a significant impact on Self-determination and the goal of consciousness among employees. In addition, this is helpful in Job Performance and Organizational Commitment.

An Empirical Study on Determinants affecting to the Perceived Organizational Performances of Korean Organizations Promoting SMEs' Export (중소기업 수출지원기관의 조직성과에 영향을 미치는 요인에 관한 실증연구)

  • Korea's economic development started from early 1960s over war devastation. Korean government drove promoting export with its all efforts. In 2011, Korea joined the "USD 1 trillion trade club" as the 9th nation in the world. It is true that the growth of Korean exports has greatly contributed to the development of Korean economy, and that workers in the export promoting organizations also contributed to such a tremendous performance. Still, there are a number of SMEs waiting for more support from the export promoting organizations. This paper tried to identify the determinants of organizational performances of export promoting organization workers with particular focus on their public service motivation and self-esteem. Our findings are as follows; Workers' public service motivation and self-esteem are strongly related to their organizational commitment, job satisfaction, organizational performances. In addition, the workers show a different level of intrinsic and extrinsic satisfaction when it comes to public service and customer satisfaction. This reflects the employees of export promoting organizations have more focused on the value and accomplishment of their performances in workplace. Women and younger workers within the organizations tend to have weaker organizational commitment. In conclusion, we recommend that it is important to increase the women's organizational commitment and develop more inspirational personnel programs to younger workers within the organizations in order to support Korea's promising SMEs in a more practical manner.
