Union Substitution Strategy and Human Resource Management by Non-Unionized Valero Energy Co. (비노조기업 Valero Energy의 노조대체전략과 인적자원관리)

  • This study is a case study about the Valero Energy Corporation, the largest American independent refinery company, examining the characteristics of human resource management as a union avoidance strategy. The main research questions here are whether union substitution strategy differs clearly from union suppression strategy in the context of Valero Energy. Since the establishment in 1980, the Valero had maintained non-union tradition. The typical examples of human resource management in the non-unionized American companies are easily found in the Valero, such as strong CEO leadership, manpower policy emphasizing corporate culture and teamwork, direct communication between company and individual employees, no lay-off policy and no outsourcing policy of HRM, salary level around average of industry and best level of fringe benefits in the industry, non-union tradition and well-functioned alternative dispute resolution system and so on. Until now, based on tremendous growth and profitability, the company have applied union substitution method adopted by good companies as concrete method of union avoidance strategy instead of union suppression method that marginal enterprise prefers.

Influence Factors of Innovation Resistance of Cloud Computing Service: Focus on Small and Medium Enterprises (클라우드 컴퓨팅 서비스의 혁신저항 영향요인: 중소기업을 대상으로)

  • The purpose of this study is to investigate the factors influencing the innovation resistance of cloud computing services and to suggest policy alternatives to increase the use of domestic cloud computing services. For this, a survey was conducted on 178 SMEs that introduced cloud computing services with government support. As a result, technostress, CEO informatization leadership and organizational structure concentration had a significant influence on innovation resistance. Therefore, in the future, first, it is necessary to provide user-centered cloud computing services in the direction of reducing technostress. Second, it is necessary to apply cloud computing services through a deeper understanding of the organizational characteristics of each small and medium enterprise. Third, there is a need for advanced security authentication and a compensation system. In order to promote the use of cloud computing services, an environment in which users can safely use should be prepared first.

Analysis on Factors Influencing the Achievement of Break-even Point among the Creativity and Skill-based Sole Proprietors (1인 창조기업의 손익분기점 도달 영향요인 분석)

  • Purpose - The break-even point refers to the point where total profit and total cost coincide, and from this point on, the entrepreneur's decision-making takes a different route. Strategic decisions can be made for more efficient operation and eventually for more likelihood for growth and sustainability if a startup figures out when it recoups the investment and switches to a net profit. Design/methodology/approach - 748 creativity and skill-based sole proprietors in manufacturing industry were examined to demonstrate the effect of the entrepreneur's entrepreneurial experience and education level, the business launch preparation time, or the self-financing on the achievement of break-even point. Findings - While the business launch preparation time lowered the likelihood of reaching a break-even point, self-financing increased the likelihood. As a result of further analysis by subdividing into subgroups according to skill level, only the business launch preparation time was statistically significant in the highly skilled industries. In the low skilled industries, in addition to the business launch preparation time, the CEO's education level and the self-financing were statistically significant. Research implications or Originality - The longer the business launch preparation time, the higher the start-up cost, which increases the burden of initial cost recovery, and the agile response to market changes is thereby delayed, resulting in the business idea losing its appeal. Self-financing not only provides stability and strong motivation for the business operation but also promotes careful spending which contributes to the achievement of break-even point. In particular, it is found that practical experience is more useful than theoretical knowledge in low skilled industries. Due to the limitation of secondary data based on the recollection, the time required to reach a break-even point, percentage of financing sources, etc. may include cognitive errors. In addition, variables are not included that explain the characteristics of creativity and skill-based sole proprietorship, so it is necessary to exercise caution with the actual application.

  • Purpose - This research identified the factors to be considered when CEOs establish small companies and improve their businesses by analyzing the effects of their entrepreneurship and marketing activities on the business performance of small companies and suggested measures to utilize them strategically. Research design, data, and methodology - The research conducted a survey for companies located in Busan, and Gyeongnam area in Korea. To verify the model and hypothesis mentioned above, relevant items were allocated to each variable. Results - the research found that the innovation of entrepreneurship negatively affects formalization and centralization along with the propensity for risk-taking which negatively affects all the characteristics of an organization's structure. It was also found that the pro-activeness which was rejected in the selection and verification of hypothesis is the CEOs characteristics which positively affect all of the organization type are contrary to the initial hypothesis. Conclusions - The results of these efforts will positively contribute toward developing a start-up strategy helpful for small companies CEOs, to change the business environment proactively, to operate their organization efficiently and to develop market-oriented marketing activities and objectives. This research found the role of market-oriented characteristics demanded by the CEO to overcome organizational structure, business innovation and bad business situations.

  • The purpose of this research is to investigate economic factors that determine characteristics of B2B e-Marketplaces. From a previous research work, we classify B2B e-Marketplaces into four forms: MRO Hubs, Catalogue Hubs, Yield Managers, and Exchanges. This classification is based upon "What businesses buy" and "How businesses buy." In an attempt to identify economic factors that determine e-Marketplace forms, we employ three economic factors: buyer/seller relationships, features of products traded, and characteristics of industries or markets. Through extensive literature reviews, we have selected six variables which can be used to explain reasons for different e-Marketplace forms: asset specificity and information asymmetry for the buyer/seller relationship, standardization and price variability for the product features, entry barrier and market volatility for the market characteristics. This research conducts six in-depth case studies to explain that "Why different forms of e-Marketplace emerge?" The research framework intends to provide link between e-Marketplace forms and six economic variables. Six case studies are based on interviews with CEO or team managers of e-Marketplace firms. This study has found six economic variables, explaining well reasons for different e-Marketplace forms. Research findings are summarized as propositions so that survey-type research can be conducted with a large number of samples in the future.

Impact of Board Characteristics on Bank Risk: The Case of Vietnam

  • The research identifies hypotheses evaluating the impact of board characteristics on the risk of the commercial bank as well as examining the determinants of bank risk in Vietnam over a 10-year period, starting from 2008. Also, in this research, the differences between the roles of women and men in decision-making are tested. Based on this decision, risks of the banks may arise. Ordinary least squares(OLS) regression, Random effect method, and Fixed effect method are used to estimate the factors that have an impact on bank risk for dataset of all commercial banks in Vietnam. The results found that equity-to-asset ratio, bank performance and the economic growth have an inverse relationship with bank risk, while the size of bank has a positive relationship with the bank risk. One of the highlights of this paper is a demonstration of the relationship between CEO's gender and bank risk. The test result shows that the bank led by a female faces a higher overall risk level and credit risk than a bank led by a male. Based on this result, the paper also makes recommendations to Government, the State Bank of Vietnam and the commercial banks for effective risk management.

Strategic Orientation of Hospitals in Korea and Their Related Characteristics (우리나라 병원들의 전략지향 및 관련 특성 분석)

  • As healthcare environment being more complex and turbulent, strategic approach of hospitals became more important. This study was to investigate strategic orientation of Korean hospitals and their related characteristics. We surveyed managers of 360 hospitals randomly selected from all hospitals in Korea. For typology of strategic orientation, we used that developed by Miles and Snow, and results are as follows. Firstly, major types of organizational strategic orientation of Korean hospitals were analyzer(42.0%) and prospector(34.0%). Secondly, characteristics affecting to hospitals' strategic orientation significantly were hospital ownership and sex of managers. Medical corporation had a high tendency of prospector strategic orientation by 2.7 times compared to personal ownership. Female managers had a low tendency of prospector strategic orientation by 0.2, which was statistically significant. Though 60+ age group (compared to twenties and thirties) and middle managers (compared to CEO) had a tendency of being more prospector strategic orientation, but insignificant. The study result that majority of strategic orientation were prospector and analyzer reflects Korean hospital environment are complex and unstable. Hospital managers need to more focus on environment and boundary spanning function for maintenance and survival of their organizations.

A Study on the influence of job transfer in E&T programs characteristics & organizational situational characteristics of the medium and small-sized hospitals (중소병원의 교육훈련 프로그램 특성 및 조직상황적 특성이 직무전이에 미치는 영향에 관한 연구)

  • The purpose of this study was 1) to understand the job transfer in education & training(E&T) programs & organizational situational characteristics, and 2) to analyze the effects of the E&T programs & organizational situational characteristic groups on each of the levels of job transfer. There is intimate relationship between E&T programs characteristics & organizational situational characteristics and job transfer, so we can't think of them separately. With this point of view the most frequently discussed problem is how to apply the theory in actual job, but in reality it's true that the improvement of job transfer can't reach the expectations of the E&T programs. In literature view study, the concepts of job transfer in E&T, the general theory on E&T, and the actual condition and points at issue of the existing E&T practices in the medium and small-sized hospitals were defined. As the results from empirical analysis, we could find followings: First, in evaluation of the job transfer, demographic characteristics (seniority, occupational category, position) variables have a significant different. Second, in degree of the job transfer, E&T programs characteristics(contents of E&T, design of E&T, conditions of E&T, teaching ability of lecturer, methods of E&T) variables have a different influence upon each of the evaluation levels of E&T. Third, support of CEO variables have a different influence on the job transfer according to contents, design, conditions of the E&T programs. Fourth, support of co-works variables have a different influence on the job transfer according to design, conditions, method of the E&T programs. Fifty, support of organizational atmosphere variables have a different influence on the job transfer according to contents, design, conditions of the E&T programs.

What Causes Technology Commercialization to Succeed or Fail after Transfer from Public Research Organizations

  • This study explores how the technology commercialization process leads to either success or failure after transfer from PROs to SMEs by conducting a binomial logistic regression analysis. We found that the more additional development a firm implements on the transferred technology, the more likely the commercialization is to fail. The higher number of alternative technology and bigger market risk are associated with a greater likelihood of failure. On the other hand, the existence of complementary technology, the degree of cooperation with the technology provider, the size of the target market, the willingness of the CEO, and the funding availability are known to have positive effects on the success of technology commercialization. In addition, the case studies we conducted from the sample companies demonstrated that "market uncertainty," "technological issues depending on the technology-specific characteristics," and "a lack of funding capability" are some of the causes for failure of technology commercialization.

A study on the direction of knowledge management implementation for retail firms (유통업의 지식경영의 도입 방향에 관한 연구)

  • The main purpose of this study is to develop a framework of knowledge management and knowledge management systems(KMS) for retail firms. The framework of knowledge management developed in this paper is based on six components: knowledge worker, KMS, leadership of CEO, knowledge management strategy, culture, evaluation and reward systems. The knowledge management process can be divided into four stages: preparation stage, initiation stage, expansion stage and completion stage. The major activities performed to implement effective knowledge management are also identified for each stage. The knowledge base of KMS for retail firms should store three types of knowledge: knowledge for management activity, knowledge for management activity, knowledge for strategic analysis, and knowledge for problem solving. Finally, the technical characteristics of KMS are also examined in terms of information technology.
