The Influences of Work-family Conflict and Sex-role Identity on Married Female Teacher's Job Involvement

  • This study investigated if and how work-family conflict and sex-role identity influence married female teachers' job involvement. The results of this study follow. First, married female teachers in the high work-family conflict group showed lower job involvement than that of those in the low work-family conflict group. The mean difference of job involvement between the high and low work-family conflict groups was not statistically significant. Second, the married female teachers with an Androgynous sex-role identity showed higher job involvement than those with a Feminine sex-role identity. Finally, the job involvement of Androgynous married female teachers was damaged less under high work-family conflict situations than that of Feminine married female teachers. These results imply that to increase married female teachers' job involvement, the improvement of physical/environmental conditions and psychological changes for women are necessary.

맞벌이 여성의 성역할 태도가 결혼생활 만족과 일 만족에 미치는 영향 - 일-가정 갈등과 일-가정 강화의 매개효과를 중심으로 - (The Impacts of Gender Role Attitudes on Marriage Life Satisfaction and Work Satisfaction among Women of Double Income Households: With a Focus on the Mediating Effects of Work-family Conflict and Work-family Enhancement)

  • This study set out to investigate if work-family conflict and work-family enhancement would have mediating effects on the impact of gender role attitudes of women from double income households on their satisfaction of work and marriage. A structural modelof gender role attitudes was set as the independent variable, work-family conflict and work-family enhancement as the mediating variables, and work satisfaction and marriage satisfaction as the dependent variables. The subjects consisted of 2,713 married women from double income households and information was obtained from the first year data of the Korean Longitudinal Survey of Women and Families (KLoWF) collected by the Korean Women's Development Institute (KWDI). Using SPSS 15.0 software, descriptive statistics were gathered, and frequency and factor analyses were conducted. AMOS 7.0 software was used to analyze both the measurement model and the structural model. The results indicate that work-family conflict and work-family enhancement had partial mediating effects on the impacts of gender role attitudes on work and marriage satisfaction among women from double income households. Notably, work-family enhancement had a greater effect than work-family conflict, which suggests that the elements of work-family enhancement, which are the positive aspects of work on family and family on work, should be promoted. It is, however, also important to make efforts to resolve work-family conflict by increasing the satisfaction level of work and marriage among women from double income households.

대학종합병원 수간호사의 업무분석과 모형연구 (Analysis of the Work of the Head Nurse and a Work Model for the Head Nurse in University Hospitals in Korea)

  • When the head nurse who is pivotal in the nursing service administration of the hospital performs efficiently as a first-line manager, the effectiveness of the nursing unit, which includes the quality of nursing care, the jab satisfaction of staff members, and the cohesiveness of staff members is increased. With this point of view in mind, the researcher carried out a study to determine the actual work (the content of the work, the work process, the role of the head nurse, the activity media, and the purpose of the work) of the head nurse in a university hospital in Korea. In addition, this study was also carried out for the purpose of preparing an ideal model for the work of the head nurse. The research subjects were 39 head nurses. This included all the head nurses in two university hospitals except those who were working in outpatient care, operating rooms, central supply, nursing administration, in-service education and emergency care. Data were collected from September 24th to October 21th, 1987 and April 4th to 12th, 1988. A work activity record on which the head nurse recorded directly in a chronological narrative form, was used as the research instrument. The 234 work activity records, 39 head nurse's continuous recording over 6 days(from Monday to Saturday) were collected and analysed. The results were as follows ; 1. With regard to the work content for the total daily work of the head nurse, 45.2% of the activities were managerial activities but 58.1% of the head nurse' s time was spent in direct patient care. 2. With regard to the work process of the head nurse, specifically the location, the size and membership of groups contacted, the results were as follows : 1) Of the total daily work activities 92.4% were carried out in the nursing unit and this occupied 84.5% of total daily work time. Direct patient care was generally performed on the nursing unit and managerial work was performed in other areas. 2) Of the total daily work activities, 73% was with one or more persons and 51.2% of total daily work time was spent in groups. 3) A total of 51 persons, working in different capacities were contacted. These included 21 persons giving patient care, 19 persons working in nursing unit management, and 7 persons working in human resource management. 3. With regard to the head nurse's role in work activity, 53.3% of total daily work activities involved the informational role, 26.9%, the interpersonal role and 19.9%, the decisional role. With regard to time, 57.7% was spent in the informational role, 23.9%, in the interpersonal role and 18.3%, in the decisional role. When the head nurse performed managerial work, she gave nearly equal emphasis to all three roles when she gave direct patient care the informational role was increased. 4. With regard to the activity media, the number of unscheduled activities accounted for 27.1% of the activities, scheduled activities, 24.3%, desk work activity, 22.1%, rounds, 12.5% and telephone calls, made or received, 14.0%. In daily total work time managerial work related to desk work and scheduled activities were high, ranging from 29.8% to 29.9% but for direct patient care time, scheduled activities and unscheduled activities were high, ranging from 23.6% to 35.3%. 5. With regard to the purpose of the work performed, 54.4% of the total daily work was concerned with the team and 41.4% was concerned with the agency. The managerial work was concerned mainly with the team and the direct patient care was concerned mainly with the patient. When the frequency of an activity and time were compared no significant difference was found between the days for which the work was recorded for any of the variables : the work content, the work process, the work role, the activity media and purpose of the work. On the basis of this study the following are proposed as an ideal model for head nurse work in Korea : The managerial work should be increased to 70%. The decisional role activities should be increased to 40%. Twenty percent of the work activity should be allocated to agency, community and profession. It is believed that this model for the head nurse's work can contribute to guidelines for job description development. Finally, educational programs, organizational and structural devices, and administrative support are needed for the proper function of the head nurse in this proposed model.

맞벌이 부부의 응집 및 적응이 역할갈등에 미치는 영향 (An Effect of Cohesion & Adaptability on Role Conflicts of Dual-Earner Couples)

  • This study was to examine the factors effecting the role conflicts of dual-earner couples. The sample consisted of 168 husbands and wives living in Pusan. The findings of this study were as follows; 1. Husbands' role conflicts were negatively related to cohesion wives' role conflicts were negatively related to adaptability. 2. Husbands' role conflicts were significantly affected by spouses' support time spent at work cohesion and the youngest child age. 3. Wives' role conflicts were significantly affected by spouses' support adaptability time spent at work and the degree of husbands' support, adaptability time spent at work and the degree of husbands' housework participation.

종합병원 진료협력간호사의 전문직업성, 역할갈등, 근무환경이 직무배태성에 미치는 영향 (Influence of Professionalism, Role Conflict and Work Environment in Clinical Nurses with Expanded Role on Job Enbeddedness)

  • Purpose: The aim of this study was to identify the influence of professionalism, role conflict and work environment in clinical nurses with expanded role (CNE) on job embeddedness. Methods: The participants in this study were 136 CNE working in general hospitals in Seoul, the wider metropolitan area and Gangwon Province. Results: Job embeddedness, work environment and professional performance of the participants showed positive correlation with each other. Significant predictors of embeddeness were belief in public service and sense of calling in the professional subcategory and participation in hospital affairs and nurse-doctor relationship in the work environment subcategory. Conclusion: Finding from this study indicate the need to evaluate and improve the significant predictors of job embeddedness for CNE.

간호사의 셀프리더십 수준이 개인과 팀의 직무역할 수행에 미치는 영향 (Influence of Nurses' Self-leadership on Individual and Team Members' Work Role Performance)

  • Purpose: The purpose of this study was to examine correlations between nurses' self-leadership and individual work role performance and correlations between self-leadership in nursing units and team members' work role performance. Methods: Participants were 202 conveniently selected general nurses from 5 general hospitals in Korea. The study was carried out on 35 nursing units. Data were collected during February 2015 with self-report questionnaires. Results: For factors affecting individual work role performance, self-expectation, self-goal setting, constructive thought, clinical career in the present nursing unit and marital status accounted for 44.0% of proficiency, while self-expectation, self-goal setting, constructive thought, and marital status accounted for 42.3% of adaptivity. Self-expectation, self-goal setting, constructive thought, self-reward, clinical career in the present nursing unit and position accounted for 26.4% of proactivity. In terms of team members' work role performance, self-reward and self-expectation in nursing units explained 29.0% of team members' proficiency. Self-reward and self-expectation in nursing units explained 31.6% of team members' adaptivity, and self-reward in nursing units explained 16.8% of team members' proactivity. Conclusion: The results confirm that nurses' self-leadership affects not only individual self-leadership but also team members' work role performance. Accordingly, to improve nurses' work role performance in nursing units of nursing organizations, improvement in nursing environment based on self-leadership education is necessary and nurses' tasks rearranged so they can appreciate work-autonomy and challenges of work.

Does Talent Management Affect Employee Performance?: The Moderating Role of Work Engagement

  • The study aims to examine the relationship between talent management and work engagement and its impact on nurses' performance in Indonesia. This study is also intended to understand the role of work engagement in moderating talent management and employee performance. This present study applied a quantitative method using path analysis to investigate the relationship between variables and the primary role of work engagement. The participants of the study were nurses both in privates and public hospitals in Indonesia, with a total of 376 respondents. Closed questionnaires were processed in this study with a Likert scale with five choices ranging from 1 (strongly disagree) to 5 (strongly agree). The questionnaires were entirely collected over almost five months using Google form. The results of the study confirmed that the nurse performance, both at government and private hospitals, are categorized as good, while the work engagement and talent management are also categorized as high. The findings confirmed that talent management positively influences work involvement and employee performance. In addition, this study suggests that work engagement plays an essential role in moderating between variables and provides a confirmation of the important role of talent management and work engagement for nurses' performance.

역할스트레스와 개인 창의성 간의 관계에 대한 실증연구: 창의적 자아효능감과 자기주도성의 매개역할 (An Empirical Study on the Relationship between Role Stress and Personal Creativity: The Mediating Roles of Creative Self-Efficacy and Personal Initiative)

  • Personal creativity is critically important for organizations seeking to survive and thrive in today's highly turbulent business environments. Organizations must effectively identify and mobilize the creative resources of their members. When organizational members perceive a work environment that restricts or fails to encourage individual creative expression, a gap may exist between the level of individual creative potential and the actual amount of individual creativity practiced within the organization. In this situation, this paper will examine the impact of role conflict, role ambiguity, creative self-efficacy, and personal initiative on personal creativity. Creative self-efficacy is the subjective belief in one's personal ability to be creative, that is, a personal assessment of one's own creative potential. A strong internal belief in one's ability to successfully engage in creative behaviors is generally considered an important part of the creative process. Personal Initiative refers to behaviors, mainly directed toward work and organizational issues, that are characterized by the following aspects: self-starting, proactive, and persistent in overcoming barriers. Creativity-related creative self-efficacy and personal initiative are critical components to understand motivation that coordinates the relationship between perception and behavior of individual employees. Based on role theory, researchers have focused on role conflict and role ambiguity as the two key ingredients of role stress. Role ambiguity is defined as an evaluation about the lack of salient information needed to perform a role effectively. Role conflict results from two or more sets of incompatible demands involving work-related issues. Employees are usually pursued work-roles more than one in work-focused organization. Too many work-roles and perceived uncertainties at employee's work can be obstacles to personal creativity. In an analysis of results, while role conflict is not negatively related significantly to creative self-efficacy, role ambiguity is negatively related significantly to creative self-efficacy. While role conflict is significantly related to personal creativity, role ambiguity is negatively related significantly to personal creativity. Creative self-efficacy mediates the relationship among role conflict, role ambiguity, and employee creativity. Personal initiative mediates the relationship between creative self-efficacy and employee creativity. This paper shows that creative self-efficacy and personal initiative are the driving force behind personal creativity. Organizations can get some implications of creative-related role conflict and role ambiguity that employees have experienced. As a result, organizations must not only encourage creativity of employees by greater involvement but also encourage their input towards their-focused own works and tasks. And employees should be developed to pace with the organizational needs and development. Management must enable employees to think of new ideas and practices that promotes personal creativity.

콘텐츠 비즈니스 여성기업인의 일/가족 역할갈등과 조정 전략 (Work and Family Role Conflict and Management Strategies of Women Entrepreneurs in Contents Business)

  • 본 논문은 여성기업인의 일/가족 정체성을 규명하고, 여성기업인이 경험하는 일/가족 갈등, 그리고 일/가족 갈등 조정 전략을 밝히는 것을 목적으로 한다. 연구 대상은 콘텐츠 비즈니스 분야 창업 여성기업인이며, 연구 방법은 심층면접이라는 질적 연구방법을 사용하였다. 연구 내용 및 결과는 다음과 같다. 첫째, 본 연구에서는 <일 우선적 몰입>, <일/가족이중몰입>, <가족 우선적 몰입>이라는 세 유형으로 여성기업인의 일/가족정체성이 구분되었다. 본 연구에서는 <일/가족이중몰입>의 정체성이 두드러지게 나타났다. 둘째, 일/가족정체성은 자신이 처해 있는 일/가족상황과 사업성과에 따라 영향을 받는 것으로 나타난다. 셋째, 사례 여성기업인의 일/가족조정전략은 <일/가족 역할공유전략>과 <일역할 또는 가족역할축소전략>으로 구분된다. 조정전략 선택에 영향을 미치는 요인들로는 일/가족 정체성, 가족, 배우자 등 외부로부터 얻을 수 있는 자원의 유무, 가족구조, 사업의 재정적 성과가 밝혀졌다. 여성이 일/가족 역할공유전략을 선택하는 데에는 ‘남편의 지원’ 여부, 즉 남편이 사업 활동에 대한 지지와 격려를 하는 표현적(정서적) 지원과 가사나 육아를 실질적으로 대신 하는 도구적 지원의 양자가 모두 여성의 일/가족역할 공유전략에 영향을 미친다. 한편, 일역할 축소전략을 선택에는 ‘매출의 부진’이라는 사업상의 성과가 영향을 주는 것으로 나타났다.

한국 농촌여성의 성역할태도, 부부간 지위수준 및 지위만족도에 관한 연구 (Sex-Role Attitude, Conjugal Status Level and Status Satisfaction of Married Women Living in Korean Rural Area)

  • This study examined sex-role attitude, conjugal status level and status satisfaction of rural married women as a part of study on problem diagnosis and status enhancement of Korean rural women. The subjects were 919 married farming women. Data were analyzed by frequencies, percentages, mean, standard deviation, t-test, ANOVA, Scheffe multiple range test, and stepwise multiple regression analysis. The major findings were as follows : 1) Rural womens sex-role attitude were conservative attitude. 66.7% of them conceived that their husband had more conservative attitude than them. Variables as age, education level, and farming work type were significant related with sex-role attitude. 2) Conjugal status level (housework sharing, domestic decision-making, agriculture decision-making, property rights) of rural women were low and not equal. It was affected by sex-role attitude, the proportion of their work to family farming work, similar/different type of sex-role attitude of couples, and their farming work type. 3) Their status satisfaction were low and affected by factors such as similar/different type of sex-role attitude of couples, conjugal status level, sex-role attitude, their farming work type, and education level.
