중소기업 근로자의 일·생활 균형을 위한 가족친화경영 우수사례연구 (A Qualitative Case Study of Work-Family Balance at Five Small and Medium-Sized Enterprises)

  • This qualitative case study focuses on five small and medium-sized enterprises which have put family-friendly management into successful practice. Through in-depth unstructured interviews with five human resources managers and ten employees, we describe each firm's approach to work-life balance including working hour reductions, breaks, work flexibility, and parental leave to build an overall picture. We also discuss the four key factors of the CEO's role; democratic communication between all staff, the usefulness of family-friendly certification as a starting point; and governmental support for promoting work-life balance at small and medium-sized enterprises. Finally, we suggest three political implications of governmental support, namely CEO education, changing the criteria of family-friendly certification to redefine working hours and work flexibility, and incentives specifically for small to medium-sized enterprises.

일-가정 양립 실태와 사회적 지원의 방향성 비교: 가족친화적이었던 조선시대를 중심으로 (The Social Support for Work-Family Balance compared with that of Chosun Dynasty)

  • purpose of this study was to compare the direction of work-family balance policy with the family support of Chosun Dynasty by reviewing the literature of the period, including diaries of "Soemilok" and "Miamilki" and letters written by Yangban. The major findings drawn from the literature were as follows: The husbands in Chosen, especially as public officials, were under strong obligation to support their family like working wives in modern society. They were able to care for and support their families and maintain their careers due to flexibility in their office hours. They had dual burdens of home management and outside labor but their requests for the necessities of life were resolved promptly in public offices. From this result, it was argued that the policy for dual burden for women would benefit from a consideration for flexibility and reduction of working hours. Especially it was emphasized that the border between home and work place should be more open and the relationship of family should be supported by work-family balance policy.

Why Can't We Have Both? A Discussion on Work-Life Balance and Women Career Advancement in Malaysia

  • While the number of women labor force in Malaysia is increasing, only a few of them make it to the top. For many reasons, some women turn down top position offer and some of them refuse to stay working. Commitment to the family, work-life conflict and lack of support from the family and the colleagues are among issues that caused women to have less interest to pursue career advancement. This article examines the role of work-life balance and its relationship to women career advancement, and why both are important in Malaysia. The arguments are arranged based on a review of the previous literature to conceptualize the relationship between work-life balance and career advancement. It is found that both work-life balance and women career advancement are important to retain women in the working world as well as to motivate them to pursue promotion to a higher position. Even though some researchers agreed that the relationship between work-life balance and career advancement is mostly negative, others found positive relationship between both constructs. At the end of the paper, some suggestions on how to improve work-life balance and career advancement are presented as well as suggestion for future research.

청년 취업 1인가구의 일과 여가의 균형에 대한 연구 (Work-Leisure Balance of Employed Young-Single-Households)

  • The purpose of this study is to analyze the present condition of work-leisure balance and its influencing factors in employed young single households. Three groups of sample households-work-oriented, balanced, and leisure-oriented-were compared by factors related to work and leisure. Six cases were interviewed to obtain qualitative data on the subjective meaning of work-life balance and its influencing factors. The results showed different characteristics between the three groups based on the various work- and -leisure- related factors: average weekly working hours of the week, number of vacation days per year, weekday leisure time, degree of weekday freedom, and sufficiency of the leisure cost. In addition, the characteristics considered desirable for quality of life differed between groups. Finding the meaning of life through work and leisure was very important for those respondents, who have an unstable position in the labor market, and who want to delay making decisions on moving into the marriage and family-building phase recognized as a major development task for Korean adults.

물리치료사의 일과 삶의 균형이 직무열의에 미치는 영향 (The Effect of Work-Life Balance of Physical Therapist on Job Enthusiasm)

  • 본 연구의 목적은 물리치료사의 일과 삶의 균형이 직무열의에 미치는 영향을 분석하는데 있다. 연구대상은 U시 물리치료사 109명을 대상으로 실시하였다. 분석방법은 SPSS 22.0 프로그램을 사용하여 빈도분석, 신뢰도분석, 상관관계분석을 실시하였으며, 변수 간의 인과관계에 대한 다중회귀분석을 실시하였다. 연구결과 물리치료사의 일과 삶의 균형-갈등이 직무열의에 미치는 영향을 살펴본 결과 일과 삶의 균형의 하위요인인 일·가정 갈등, 가정·일 갈등은 직무열의에 유의미한 영향을 미치지 않는 것으로 나타났다. 물리치료사의 일과 삶의 균형-촉진이 직무열의에 미치는 영향을 살펴 본 결과 일과 삶의 균형의 일·가정 촉진, 가정·일 촉진 요인 모두 직무열의에 긍정적으로 유의미한 영향을 미치는 것으로 나타났다. 이는 물리치료사의 일과 삶의 균형-갈등 요인은 직무열의에 영향력을 미치지 못하지만 일과 삶의 균형-촉진의 일·가정 촉진, 가정·일 촉진 요인이 높을수록 직무열의가 높아진다는 것을 의미하는 것이다. 본 연구의 시사점은 물리치료사들의 일과 삶의 균형 유지 및 직무열의 증진을 위한 방안 마련의 기초자료가 될 것으로 사료된다.

Association between unpredictable work schedule and work-family conflict in Korea

  • Background: As unpredictable work schedule (UWS) has increased worldwide, various studies have been conducted on the resulting health effects on workers. However, research on the effect of UWS on workers' well-being in Korea is still insufficient. This study aimed to investigate the relationship between UWS and work-family conflict (WFC) using 6th Korean Working Conditions Survey (KWCS). Methods: Both UWS and WFC were measured using self-reported questionnaires, using data from the 6th KWCS conducted between 2020 and 2021, including 31,859 participants. UWS was measured by questions regarding the frequency of changes in work schedules and limited advanced notice. WFC was measured by questions regarding work to family and family to work conflicts. Logistic regression analysis was conducted to investigate the association between UWS and WFC. Results: The prevalence of UWS was higher among men, those under 40 years old, service and sales workers and blue-collar workers, and those with higher salaries. Workplace size also influenced UWS prevalence, with smaller workplaces (less than 50 employees) showing a higher prevalence. The odds ratio (OR) for WFC was significantly higher in workers with UWS compared to workers without UWS after adjusting for gender, age, marital status, occupation, salary, education, weekly working hours, shift work, company size, and having a child under the age of 18 years, employment status (OR: 3.71; 95% confidence interval: 3.23-4.25). Conclusions: The analysis of nationwide data revealed that UWS interferes with workers' performance of family roles, which can lead to WFC. Our findings suggest that it is crucial to implement policies to address unfair work schedule management, promoting a healthier work-life balance and fostering a conducive environment for family responsibilities.

기혼직장인의 가족친화적 조직문화가 가족건강성에 미치는 영향: 일과 삶의 균형의 매개효과를 중심으로 (Effects of Married Employees' Family-Friendly Culture on Family Strength: A Focus on the Mediating Effect of Work-Life Balance)

  • 본 연구는 기혼직장인의 가족친화적 조직문화가 가족건강성과 어떤 관계가 있는지 탐색하고, 그 관계에서 일과 삶의 균형의 매개효과를 분석하고자 하였다. 조사대상자는 20-60대 기혼직장인 213명 이었다. 통계분석은 SPSS 18.0을 사용하여 기술통계, 차이검증, 회귀분석과 매개효과는 Baron & Kenny(1986)의 분석방법을 사용하였다. 분석방법에 따른 결과는 다음과 같다. 첫째, 기혼직장인의 일반적특성과 가족건강성과의 차이를 분석하였다. 일반적 특성 중 연령대가 60대, 40~50대, 20~30대 순으로, 교육수준이 고졸이하보다 대졸과 대학원졸 이상인 경우, 조력자가 없는 경우보다 있는 경우, 가구소득이 400만원 이하보다 601만원 이상인 경우, 직급이 실무자보다 중간관리 이상인 경우 가족건강성이 더 높았다. 둘째, 가족건강성에 영향을 미치는 요인을 알아보기 위해 위계적회귀분석을 실시한 결과 연령이 낮을수록, 가족친화적 조직문화와 일과 삶의 균형 수준이 높을수록 기혼직장인들의 가족건강성 수준이 높았다. 셋째, Baron & Kenny(1986)의 매개효과 분석결과 가족친화적 조직문화와 가족건강성과의 관계에서 일과 삶의 균형은 부분매개효과가 있는 것으로 나타났다. 따라서 기혼직장인의 가족건강성 향상을 위한 대안으로 가족친화적 조직문화와 일과 삶의 균형이 중요한 요인임을 검증하였다.

일가족 양립 정도에 대한 인식: 집단간 비교 분석을 중심으로 (An Analysis of Group Differences on Perceived Work-Family Balance)

  • 본 연구는 일가족 양립 인식정도에 대한 집단간 차이를 탐색하는데 목적이 있다. 이를 위하여 본 연구는 서울 및 수도권 지역에서 배우자와 함께 살고 있으며 일을 하고 있는 25세 이상 성인 1,490명을 대상으로 일가족양립 정도 및 수준에 대한 인식을 연구하기 위해 확률표본에 기반한 설문조사를 실시하였다. 주요 연구결과를 살펴보면, 성별로는 남성보다 여성 특히, 여성홀벌이들이 가족-일 양립 문제가 상당히 심각하였다. 연령대별로는 20대, 자녀수별로는 자녀가 한명인 경우 가족-일 양립에 가장 어려움을 경험하고 있었다. 고용형태별로는 정규직이, 기업규모별로는 300-900인 규모 사업장에서 일을 하고 있는 근로자들이 일-가족 양립의 문제가 심각한 것으로 나타났다. 산업별로는 교육 및 보건 등과 같은 서비스산업에서 일하는 사람들이 가족-일 양립의 문제가 심각한 것으로 나타났다.

가족, 일, 지역사회의 자원과 유자녀 취업 여성이 경험하는 가족에서 일로의 갈등과 촉진 (How Family, Work, and Community Resources Affect Family to Work Conflict and Facilitation of Employed Mothers)

  • This study examined how the resources from work, family and community lowered family-to-work conflict (FWC) and enhanced family-to-work facilitation (FWF) of employed women with a child younger than 18 years old in order to provide empirical support for the Korean government's effort to create a family-friendly community as a way to help employed mothers balance work and family life. Information from 608 employed mothers living in 45 different communities were extracted from the 4th-wave of the Korean Longitudinal Survey of Women and Families in 2012, while community resources indicators were selected from the 2012 database of the Korean Statistical Information Service. Findings from the HLM analysis were as follows. First, there were significant variation in FWC and FWF among employed mothers depending on the communities they resided in. Second, work satisfaction, representative of work resource, relieved FWC and enhanced FWF, but spousal support, which represents family resource, affected neither FWC nor FWF. Third, community resources, as represented by family-friendly environment and frequent volunteering by community residents, lowered FWC but failed to enhance FWF. Lastly, family-friendly community resources served to mitigate the negative relationship between work satisfaction and FWC. This study is meaningful in that it provided empirical evidence for the contribution of community resources to work-family balance of employed mothers.

병원의 가족친화경영이 기혼여성간호사의 재직의도에 미치는 영향: 일-가정 상호작용 매개효과를 중심으로 (The Effects of Hospitals' Family Friendly Management on Married Female Nurses' Retention Intention: Focused on the Mediating Effects of Work-Family Interface)

  • Purpose: This study examined the effect of hospitals' family-friendly management on married female nurses' retention intention. The focus was the mediating effects of the work-family interface (work-family conflict, work-family enrichment and work-family balance). Methods: This study was a cross-sectional study. The participants were 307 nurses working at five public and five private hospitals with more than 200 beds in Seoul. Data were collected using structured questionnaires from September 10 to September 17, 2018 and analyzed with SPSS 24.0. Data were analyzed using an independent t-test, a one-way ANOVA, Pearson's correlation coefficients, and multiple regression following the Baron and Kenny method and Sobel test for mediation. Results: There were significant correlations among family-friendly management, the work-family interface, and retention intention. Work-family conflict showed a partial mediating effect on the relationship between family-friendly management and retention intention. Work-family enrichment showed a partial mediating effect on the relationship between family-friendly management and retention intention. Work-family balance showed a partial mediating effect on the relationship between family-friendly management and retention intention. Conclusion: These findings indicate that both hospitals' family-friendly management and nurses' work-family interface are important factors associated with nurses' retention intention. Therefore, hospitals should actively implement family-friendly management for nurses and establish strategies to enhance nurses' work-family interface for effective human resource management.
