병원직원의 프렌드십과 조직효과성 관계 연구 (Workplace Friendship and Organizational Effectiveness of Hospital Employees)

  • This study purports to investigate the relationship between workplace friendship and organizational effectiveness in general hospitals. Organizational effectiveness was represented by the level of job satisfaction, organizational commitment, stress, and intent to leave. Data were collected from 372 workers at 6 hospitals in Chungbuk Province using self-administered questionnaires from May 1 to 20, 2009, and analysed using t-test, ANOVA, correlation analysis and multiple regression analysis. The major findings of the study are as follows: First, friendship level of hospital employees is highest in the friendship with colleague, followed by the friendship with subordinates and with superiors. Second, the group of higher level of workplace friendship showed significantly higher level of organizational effectiveness than the group of lower level of workplace friendship. Third, the level of the workplace friendship with superiors and colleagues was found to have a significant positive impact on the job satisfaction and organizational commitment. The level of the workplace friendship with superior was found to have a significant negative effect on the intent to leave and work stress. These results imply that hospital managers should make an effort to create the organizational climate and systems which improve the workplace friendship.

한방병원 근무자들의 프렌드십과 조직효과성의 상관관계에 대한 연구 - 광주광역시를 중심으로 - (A Study about the Correlation between Friendship and Organizational Effectiveness who Work at Korean Medicine Hospital)

  • Objective : This study aimed to investigate the level of friendship perceived by hospital staffs in korean medicine hospitals in Gwangju and relationship between friendship and organizational effectiveness. Method : The subject were 134 hospital staffs in 5 different hospitals in Gwangju. The questionnaire used in this study contained 44 questions about workplace friendship (15 questions), organizational effectiveness (16 questions), social demographic characteristics (8 questions) and others (5 questions). Results : Young woman in their 20s and 30s were major participants (69person, 52.7%), nursing and administrative department(72person, 55%) were dominant division, the person those who have less than 1 year current workplace career(69person, 52.7%) were major group in this study. Participants responded about barriers of friendship at workplace were lack of opportunities for formal or informal meeting and lack of hospital's interest and supporting about human relations among employees at workplace. Both friendship level with superior and friendship level with subordinate were lower than friendship level with colleague. (p=.000) Participants who have higher workplace friendship level, were also higher level at job satisfaction, organizational commitment and lower level at turnover intention, job stress. Especially friendship level with superior had biggest relationship with variables of organizational effectiveness. Conclusion : Participants showed close relationship with friendship degree and organizational effectiveness. We suggest that the CEOs of korean medicine hospital would make their effort to improve friendship level of workers for the rise of organizational effectiveness.

The Impact of Workplace Culture on Employee Retention: An Empirical Study from Lebanon

  • One of the most important aspects of any firm is to motivate its employees to go the extra mile. In order to do work properly, people must be motivated. The total effectiveness and efficiency of workers, as well as a company's performance, is directly related to the degree of motivation of those who work there. On the other hand, demotivated personnel do not put much effort and, when they get a better opportunity, leave their places of employment. For Survey, this study used online Google forms to collect data from September 2021 to October 2021. The target demographic for the research was those who worked for Lebanon's private businesses. The poll was conducted in English, the second language of Lebanon. Furthermore, 179 workers (N = 179) were utilized for this research. The research suggests that fun events and support for fun managers enable workers to connect informally and help people know each other better, creating an environment that promotes friendship building. Based on these connected reasons, fun activities and the support of managers for fun are considerably linked to turnover.

치과의료기관 근무자들의 프렌드십과 조직효과성 관계 연구 (Workplace Friendship and Organizational Effectiveness of Dental Hygienists)

  • 1. 연구결과의 요약 본 연구는 치과의료기관 근로자들의 프렌드십이 조직효과성에 미치는 요인을 분석하고자 실시되었다. 그 결과, 상사와 동료와의 프렌드십 수준이 높을수록 직무만족과 조직몰입 정도가 높은 것으로 나타났으며, 상사와 동료 및 부하와의 프렌드십 수준이 낮을수록 이직의도와 스트레스 수준이 높은 것으로 나타났다. 따라서 치과의료기관 근무자들의 조직효과성을 높이기 위해서는 우선적으로 조직 내의 긍정적인 프렌드십 형성을 위해 노력하는 것이 중요하며, 병원 내 구성원 간의 긍정적인 관계의 효과를 강조하는 문화를 조성하고 다양한 위원회 및 QI활동에 적극 참여하도록 하여 구성원 간의 충분한 교류를 유도해야 할 것이다. 나아가 구성원 간 수평적이고 긍정적인 커뮤니케이션을 할 수 있도록 커뮤니케이션 관련 교육을 활성화하고, 구성원 간 비공식적 관계형성의 장을 마련하기 위해 체육대회, 장기자랑 대회, 동아리 활동 등에 적극적인 지원을 제공하며, 조직 내 갈등요소를 줄여나가는 고충처리제도, 멘토링 제도 등의 시스템적인 노력이 필요함을 본 연구결과는 시사해 주고 있다. 2. 추후 연구를 위한 제언 본 연구는 치과의료기관 내의 프렌드십이 조직효과성에 미치는 영향을 파악하여 프렌드십 활성화를 통한 조직효과성 향상 방안을 제시해 보고자 실시하였으나 다음과 같은 연구의 제한점을 가지고 있다. 첫째, 연구대상의 일반적인 특성을 찾기 위해서는 가능한 표본의 규모가 크고, 다양한 지역이 포함되어야 함에도 서울, 경기지역의 일부 치과의료기관 종사자만을 대상으로 했다는 한계를 지니고 있다. 따라서 향후 다양한 지역의 치과의료기관 종사자들을 대상으로 한 연구를 통해 연구결과의 일반성을 확보해 나갈 필요가 있다. 둘째, 조직행위 관련 연구에서 방법론상의 문제점으로 많이 지적되고 있는 동일방법변이(common method variance)에 의한 문제점이다. 조직 내 프렌드십 수준이나 조직효과성 관련 변수들에 관한 측정이 자기기입식 설문조사라는 방법에 의해서만 이루어졌으므로 이 조사의 타당성에 문제를 제기할 수 있다. 이러한 제한점을 극복하기 위해 조사 내용에 응답자의 상사와 동료 등으로 하여금 조직 내 프렌드십 수준, 조직효과성 관련 행동 등을 평가하게 하거나, 객관적 근태 및 인사고과 자료 등을 통하여 평가하는 등의 보완 연구가 필요할 것이다. 셋째, 과거와 달리 치과의료기관의 규모가 커짐으로 인해 치기공사, 서비스 코디네이터 등 다양한 직군이 함께 근무하는 형태로 변화해 가고 있다. 그러나 본 연구는 치과의료기관 종사자들을 직군에 상관없이 무작위로 조사하여 직군간의 프렌드십이나 직무만족, 이직의도 등의 차이가 있음을 반영하지 못한 한계를 가지고 있어, 향후 직군 간의 차이와 갈등을 반영한 연구가 요구된다. 넷째, 본 연구는 치과의료기관의 조직운영에 관한 연구에서는 전혀 다루어지지 않은 프렌드십에 관한 연구이다. 따라서 기존 연구가 전무한 상태이므로 현재 프렌드십에 관한 의식, 수준 등을 진단하고 프렌드십의 긍정적인 효과만을 중심으로 연구하였으나, 향후 프렌드십의 부정적인 면도 동시에 검토하여 보다 효과적으로 조직운영에 적용할 수 있는 연구가 진행되어야 할 것이다.

The Impact of Ethical Leadership on Employees Turnover Intention: An Empirical Study of the Banking Sector in Malaysia

  • The purpose of this paper is to investigate the influence of ethical leadership in determining the organizations' individual-type ethical climate (self-interest, friendship, and personal morality ethical climate) in reducing employee turnover intention. It seeks to identify the role of individual-type climate in mediating the association between ethical leadership and employee turnover intention. Moreover, the moderation effect of emotional exhaustion among employees on the relationship between ethical leadership and turnover intention has been researched to establish the ethical degree of leadership. Using a sample of 260 questionnaires from employees working full-time in the banking sector, the results were analyzed in PLS-SEM. The results of the social exchange theory indicated that ethical leadership is vital in shaping the workplace's individual-type ethical climate and reducing employees' turnover intention. The findings demonstrate that the relationship between ethical leadership and turnover intention is mediated by an individual-type ethical climate, which means that employees in a positive ethical climate do not wish to leave immediately. Furthermore, emotional exhaustion was found to moderate the association between ethical leadership and employees' turnover intention under high emotional exhaustion, where low ethical leadership is experienced, reporting higher levels of turnover intention.
