The Effect of Perceived Justice on Organizational Commitment and Innovative Behavior in a Simplified Personnel System : Focusing on the Roles of Cognitive Attitude and Cognitive Intensity (조직구성원의 직급단계축소에 대한 공정성 지각이 조직몰입과 혁신적 업무행동에 미치는 영향 : 인지태도 및 인지강도의 역할을 중심으로)

  • Companies have attempted to build a rational and future-oriented new personnel system in order to adapt and survive in a rapidly changing environment. Recently, Samsung, LG, SK, and CJ, which are large domestic corporations, have been introducing new types of simplified personnel systems competitively. Although there are several prior studies that tried to classify these simplified personnel systems from a strategic point of view, there is a lack of empirical research in terms of the specific types from the perspective of employees. Therefore, in this study, an empirical study on the simplified personnel system which has currently been highlighted was carried out. The relationship between perceived justice (i.e., distributive justice and procedural justice) and organizational effectiveness (i.e., organizational commitment and innovative behavior) were tested. In addition, the mediating role of cognitive attitude as well as the moderating role of cognitive intensity in the simplified personnel system were investigated. The results of structural equation model using 157 survey data show that both distributive and procedural justice have a positive effect on cognitive attitude toward the simplified personnel system, which in turn leads to increased organizational commitment and innovative behavior. Interestingly, it is found that cognitive intensity intensifies the effect of distributive justice on cognitive attitude, whereas it attenuates the influence of procedural justice as expected. This study is among one of the first empirical studies focusing on the simplified personnel system and expands the concept of related variables such as perceived justice, cognitive attitude, and cognitive intensity in this context. Moreover, by clarifying the causal relationship between perceived justice and organizational effectiveness through the roles of cognitive attitude and cognitive intensity, it could provide several practical implications to managers who are interested in the introduction and early settlement of simplified personnel systems in a successful manner.

  • The purpose of this study was to investigate the satisfaction of personnel selection process according to type of personnel manager and to examine whether the relationship between the type of personnel manager and the satisfaction with the personnel selection process was moderated by the applicant's perception of procedural justice. This study was conducted using a between-group design with 208 students from a four-year university in Korea. One group watched a video in which a human personnel manager selected employees and the other group watched a video in which an AI personnel manager selected employees. Participants were randomly assigned to a condition, responded to a demographic questionnaire, and answered measures of procedural justice and satisfaction with personnel selection after watching the video. As a result, the selection process satisfaction was significantly higher when the human personnel manager conducted the selection process than when the AI personnel manager conducted such process. In addition, when procedural justice was perceived as low, there was a significant difference in satisfaction between human and AI groups. However, when procedural justice was perceived as high, there was no significant difference in satisfaction between the two groups. Based on study results, the significance and limitations of this study and suggestions for future studies are discussed.

  • The aim of this study lies on verifying the mediation effect of organizational justice in the relationship between R&D personnel's job characteristics and organizational performance within their Government-sponsored research institute. For this, a survey was conducted on 362 R&D personnel members from 25 state-sponsored research institutes under National Research Council of Science & Technology, and then, a multiple regression analysis was used to seek any possible relationship. As a result, job characteristics such as autonomy and feedback were found to have positive (+) influence on organizational commitment. In addition, the result of the mediation effect of organizational justice indicated that the impact was made only by autonomy. This study finds its significance in the fact that it revealed the relationship between job characteristics and job satisfaction among R&D personnel in state-sponsored research institutes who have rarely been the source of objectives in related studies, and that it revealed organizational justice mediated the relationship.

The present study attempts, first, to identify the perceived justice in promotion and transfer, performance evaluation, pay raise, job allocation and job fire. Second, to determine the relative importance of distributive justice and procedural justice. relationships of organizational effectiveness. The research is the identification of a modest but significant relationship between the two justice and organizational effectiveness. The result make it clear that employee find that right personnel management of fairness. To summarize the result of three variables's relationship influence is as below. The results indicated that perceptions of procedural justice as much organizational effectiveness than do perceptions of distributive justice. As also predicted, the perception of distributive justice did not impact organizational effectiveness. Therefore, Partially supporting the hypothesis. The research implications of these study suggest that great causality should be this paper' research model in three variables. The result indicate that manager must pay attention to employees perceptions of procedural justice and distributive justice.

  • This study verified the influence of distributive justice on burnout and inspected the mediating effect of empowerment of personnel in rehabilitation facilities. We surveyed 321 personnel in facilities of Daejeon and Chungnam areas. The main methods are structural equation model analysis and confirmatory factor analysis. The important analysis result is that distributive justice influenced burnout negatively and mdiating effect of empowerment was identified. According to analysis results, some measurements were proposed to reduce personnels' burnout. For increasing distribution fairness, compensation by objective evaluation of ability and workload, establishment of transparent compensation system, improvement of working conditions of irregular workers are required. In order to improve empowerment, leadership education for managers and operation of related programs, voluntary participation of employees in programs, provision of supervision and education of empowerment are needed.

Influence of Organizational Justice and Commitment on Organizational Citizenship Behaviors of Nurses (공정성 지각과 조직몰입이 간호사의 조직시민행동에 미치는 영향)

  • Purpose: To investigate the influence of organizational justice and commitment on OCB(organizational citizenship behavior) of hospital nurses. Method: The subjects were 352 nurses who have been working in seven university hospitals. The data were collected by structured questionnaire from Feb. 12 to Mar. 5 of 2006. The data were analyzed by SPSS Win version 12.0, including descriptive statistics, t-test, ANOVA, Pearson correlation coefficient, and Stepwise multiple regression. Results: The mean score of OCB was 3.53, distributive justice was 2.74, procedural justice was 2.73, and organizational commitment was 3.28. The OCB had statistically significant differences according to age(F=8.39, p<.000), tenure duration(F=6.53, p<.000), position(F=7.65, p<.000), marital status(t=5.82, p<.000), and religion(t=3.78, p<.000). The OCB was positively correlated with distributive justice(r=.147, p=.006), procedural justice(r=.180, p=.001), and transactional commitment(r=.115, p=.032). The procedural justice(10.6%) and transactional commitment(14.3%) explained 24.9% of the variance for OCB. Conclusion: The findings showed that organizational justice and commitment were important factors for enhancing OCB in nursing organization. Therefore, the nurse manager must establish the strategies to improve the organizational justice and commitment perception of the nurses in order to promote the OCB.

The Influence of Compensation Justice on Job Satisfaction and Organizational Commitment Perceived by Hospital Personnels (종합병원 종사자의 보상공정성 지각이 직무만족과 조직몰입에 미치는 영향)

  • Purpose: The purpose of this paper was to identity the effects of distributive justice and procedural justice on job satisfaction and organizational commitment in hospital personnels. Method: The subjects were 181 employee who were working at 4 hospitals in Daegu and Gyeongbuk. Data was collected using structured questionnaire from Oct 4 to 24, 2007. The collected data were analyzed using the SPSS WIN 12.0 program for descriptive statistics, t-test, ANOVA, Pearson correlation coefficient, and Stepwise multiple regression. Result: The mean score of distributive justice was 3.24, procedural justice was 3.05, job satisfaction was 2.73 and organizational commitment was 2.65. The distributive justice(37.5%) and gender(1.6%) explained 39.1% of the variables in the job satisfaction. The organizational commitment was significantly influenced by distributive justice(27.8%), age(8.9%), procedural justice(2.8%) and gender(2.4%). These factors explained 41.8% of the variables in the organizational commitment. Conclusion: The distributive justice is the most important factor in promoting job satisfaction and organizational commitment. Therefore, It is necessary to operate proper compensation system based on fair performance evaluation of workers in hospital.

Current Status and Improvement Plan for Personnel Verification Records Management (인사검증기록물관리 현황 및 개선방안 연구)

  • In the Republic of Korea, which has adopted a strong president-centered system as a political system, comprehensive personnel verification of work ability, reputation, and misconduct for positions where the president has personnel rights is not only fundamental to the administration of the country, but is also very important for maintaining the democratic system. As the records containing the personnel verification process produced during this process also has a wide range of data on important people in the country, they themselves are very important national-level information, and there is a great possibility that they will be used as useful materials for studying current national management in future generations. Therefore, it is assumed that after the enactment of the "Act on the Management of Presidential Records" in 2007, Senior Secretary for Civil Affairs of the Office of the President, which were responsible for the personnel verification, designated a wide range of personnel verification records as presidential designated records and transferred them to the Presidential Archives. However, with the launch of the 20th government, the agency responsible for personnel verification changed from Senior Secretary for Civil Affairs of the Office of the President to the "Personnel Information Management Team" of the Ministry of Justice from June 2022, a major change occurred in the personnel verification process that had been maintained and the preservation of related records. This paper examined what personnel verification records are and how they have been preserved and managed, and proposed what issues have arisen at the record management level due to this change in the agency in charge of personnel verification, and how those issues should be resolved on a practical and institutional level.

  • After and before the education of business ethics, the recognitive response and interpretation of personnel and information ethics to the standards of business ethics are as follows. 1. In case of personnel ethics, before the education of business ethics, selfishness is at its peak and utilitarianism is in the lowest. It can be understood that it is faithful to the principles of capitalism. 2. In case of personnel ethics, before the education of business ethics, relativism is in the highest level and utilitarianism is in the lowest. Because it means not agreeing on standardized economic equality and the choice of proper ethical standards. It can be understood that the education of business ethics has an effect on ethical making-decision. 3. In case of information ethics, after and before the education of business ethics, righteousness is at its peak and utilitarianism is in the lowest level. I can be interpreted that it means thinking highly of the value of justice and not agreeing to standardized economic equality. 4. The above results show that the education of business ethics has an influence on the recognition of personnel ethics and is effectively used to improve the recognition of personnel and information ethics.
