델파이를 활용한 치과 중간관리자의 직무역량모델 개발 (Development of a Job Competency Model of a Dental Intermediary-Manager Using the Delphi Method)

  • 치과의료기관의 경영성과를 달성하기 위해서는 치과 중간관리자의 직무역량은 매우 중요하다고 볼 수 있다. 따라서 본 연구에서는 문헌고찰, FGI, 델파이 조사를 통해 치과 중간관리자의 직무역량모델을 개발하는 데 목적이 있다. 먼저 문헌고찰과 FGI를 거쳐 치과 중간관리자 직무역량 모형은 6개의 역량군, 25개의 하위역량, 그 안에 125개 행동지표로 도출하였다. 도출된 치과 중간관리자 직무역량모델 초안은 3차에 걸친 델파이 조사를 통해 치과경영관리, 진료지원, 인적자원관리, 의사소통과 고객관리, 리더십, 자기관리와 태도의 6개의 역량군으로 구성하였고 각 역량군에 따른 25개의 하위역량과 95개의 행동지표로 구성된 최종 치과 중간관리자의 직무역량모델을 개발하였다. 본 연구에서 개발한 치과 중간관리자 직무역량모델은 치과 중간관리자의 교육프로그램 개발의 기초자료로 활용될 뿐만 아니라 치과 중간관리자의 선발, 평가 등 광범위하게 활용될 수 있을 것이다.

슈퍼바이저의 고용불안정성이 조직유효성에 미치는 영향에 관한 연구: 자기효능감과 신뢰의 조절효과 (A Study on the Relationship between Franchise Firm's Supervisors Job Insecurity and Organizational Effectiveness: The Moderating Effect of Self-Efficacy and Trust in Manager)

  • Purpose - This paper attempted to investigate the relationships among the perception of job insecurity and organizational effectiveness, and it examines these relationships while considering the moderating effect of trust in the manager and self-efficacy. Job insecurity is an independent variable, organizational effectiveness aspects (job satisfaction, organizational commitment, and turnover intention) are dependent variables, and trust and self-efficacy are moderators. Research design, data, and methodology - Regression analysis was used to verify the effects. The measurement items were already deemed as reliable and valid in the previous study, but for this purpose, some modifications were made. To examine the model, this study relied on the samples chosen from Korean employees in the six franchise business firms. The survey was conducted on 288 workers. Each question is based on a 5-point Likert type scale. The data were analyzed using SPSS 18.0. Results - The results of the study are summarized as follows. First, job insecurity has an influence on organizational effectiveness aspects (negatively on job satisfaction, negatively on organizational commitment, and positively on turnover intention). Second, analyzing the moderating effect of trust, trust in manager is mediated between job insecurity and organizational effectiveness aspects (on organizational commitment and on turnover intention). However, employees' trust in manager had no significant moderating effect on the job insecurity-job satisfaction relationship. Third, self-efficacy is mediated between job insecurity and organizational effectiveness aspects (on job satisfaction, on organizational commitment, and on turnover intention). Conclusions - First, it is necessary to be aware of the seriousness of employees' job insecurity in franchise firms, which have played a pivotal role in national economic growth, and to create a detailed plan for reducing insecurity and actively implementing it. To this end, the franchise companies should implement efficiency efforts such as obtaining an appropriate capacity of equipped personnel and a training program. Second, there are moderating effects of self-efficacy and trust in the relationship between job insecurity and organizational effectiveness. Depending on business conditions, stability and instability can only be experienced in the organizations of franchise companies. This can give rise to instability in employment. Therefore, it is necessary to develop and utilize a system that can be minimized with a change in the new awareness of employment instability. After all, a good leader (manager) must accumulate personal trust and build up a core competence that is necessary to become competent in the field himself. Even if you lack the material resources to improve performance, if the leader with the core competencies (e.g., technical/management /organization/marketing/design) can gain the trust of the supervisor, you can get a good organizational performance. Therefore, you should foster a healthy organizational culture through education such as leadership training and employee training to be built on trust between the leaders and the employees. In addition, you need to focus on HRD&M training in order to increase the self-efficacy of the supervisor.

The Effect of Learning Support Leadership on Learning Agility and Job Satisfaction of Organizational Members

  • We study is to confirm the influence of the manager's learning support leadership perceived by the organizational members of small and medium-sized ICT companies on the learning agility and job satisfaction of the organizational members. In addition, this study was to confirm the relationship between learning agility and job satisfaction and the mediating effect of learning agility. To this end, the statistical package program SPSS 24.0 and SPSS PROCESS Macro Model were used for 352 copies. In other words, the results of analysis through frequency analysis, reliability analysis, factor analysis, regression analysis, and bootstrapping method to verify the established research hypothesis are as follows. First, the leadership of the manager's learning support showed a positive effect on job satisfaction. Second, the leadership of the manager's learning support showed a positive effect on learning agility. Third, learning agility was statistically significant in job satisfaction. Fourth, learning agility showed a mediating effect between learning support leadership and job satisfaction. As shown in the results of this study, it was shown that in order to improve the job satisfaction of organizational members, the learning support leadership of the manager and the learning agility of the members can be systematically improved. In other words, in terms of strategic human resource management and strategic human resource development, the organization was required to establish systematic systems and continue to implement them. In particular, there was a need for the development and operation of programs that could develop and improve competency for learning support leadership and learning agility.

사업장 보건관리자의 직무스트레스 및 직무만족도가 조직애착에 미치는 영향 (Effect of Job Stress and Job Satisfaction of Health Manager on Organizational Commitment)

  • To improve work environment for health managers, it was investigated about effect of job stress, psychosocial stress and job satisfaction of health managers on job commitment. The sample used in this study consisted of 166 persons of industrial health managers. The data were collected with self-administered questionnaires between November 2007 and January 2008, and the results analyzed with ANOVA and multiple regression analysis. Job stress was evaluated by using a Korean Occupational Stress Scale(KOSS), and Psychosocial wellbeing index-Short Form(PWI-SF) was used for a psychosocial stress level evaluation. Organized commitment evaluated loyalty, compensation, welfare, job immersion, external employment opportunity, total agreement with employer and personal ability development. In path analyses, interpersonal conflict, lack of reward, psychosocial distress were associated with job satisfaction. And psychosocial distress, job demand, job insecurity, organizational system, occupational climate were associated with organizational commitment. In considering above findings, the health program for psychosocial distress, improvement of job demand, job insecurity, organizational system, occupational climate would be implemented to increase organizational commitment of Health manager.

The Influence of Individual Characteristics, Training Content and Manager Support on On-the-Job Training Effectiveness

  • The study examines the influence of individual characteristics, training content, and manager support on the effectiveness of on-the-job (OJT) training in the banking and finance industry. A simple random sampling technique was used to select the samples. Questionnaires were distributed to respondents in order to obtain the data. Using cross-sectional data obtained from 396 respondents in Bank A in Malaysia, the multiple regression results show that self-efficacy, motivation to learn, training content, and manager support have positive influence on OJT training effectiveness. Among all these factors, manager support is very highly correlated with OJT training effectiveness. The findings have given fruitful insight of the crucial roles of OJT training in the respective bank, particularly to bring forward the roles of systematic design and implementation of OJT training. This study is not only expanding knowledge in OJT and training, but offers managers practical insights in developing good OJT training program by considering employees need, capabilities, skills and job requirement. Furthermore, this study also provides a valuable framework in identifying the effectiveness of OJT training program for certain jobs. Further discussion of the research findings and its implications to theoretical knowledge of training and managers are promised at the end of the article.

여성관리자의 직무스트레스와 관리효능감이 직무만족에 미치는 영향: 관리효능감의 조절효과를 중심으로 (The Influence of Job Stress and Managerial Efficacy on Job Satisfaction among Korean Women Managers: Focusing on the Moderating Effect of Managerial Efficacy)

  • 조직의 효율적 인적자원관리를 위해서는 여성관리자 본인과 조직구성원에게 영향을 미치는 여성관리자의 직무만족을 높이기 위한 방안을 모색하는 것이 필요하다. 이에 본 연구에서는 여성관리자의 직무스트레스와 관리효능감이 직무만족에 미치는 영향과 관리효능감의 조절효과를 탐색하였다. 연구대상은 여성관리자 1,537명으로, 2014 여성관리자패널 자료를 활용하였다. 연구결과 수입, 직무스트레스, 관리효능감은 직무만족에 통계적으로 유의한 영향을 미쳤다. 또한, 직무스트레스와 직무만족과의 관계에서 관리효능감의 조절효과가 통계적으로 유의하였다. 본 연구 결과는 직무만족을 높이기 위해서는 여성관리자의 관리효능감 증진이 인적자원관리 차원에서의 필요하다는 것을 확인하였다는 점에서 의의가 있다.

외식업체 관리자의 경쟁가치 리더십이 종사원의 직무만족 및 이직의사에 미치는 영향 (Impact of General Manager Competing Values Leadership on Employee Job Satisfaction and Turnover Intention in the Restaurant Industry)

  • The purpose of this study was to identify the competing values leadership of restaurant general managers and to investigate the impact of their competing values leadership on employee job satisfaction and turnover intention. A sample of full-time restaurant employees (n=360, 36% response) completed an e-mail survey. The results showed that among the eight sub-dimensions of competing values leadership roles, the monitor (4.04), producer (4.01), and director (3.99) roles were perceived as the most frequently used leadership styles of managers compared to broker (3.78), innovator (3.83), and mentor (3.91) roles (p <0.001). Additional T-test results suggested that an employees' gender had an influence on how he/she perceived the leadership style of their manager. Male employees were more likely to perceive that the director and mentor roles (4.19) were performed very well by their managers, while female employees perceived that their managers concentrated more on monitor (3.98) and producer (3.96) roles rather than on broker (3.73) and innovator (3.79) roles (p<0.05). It was found that manager competing values leadership had a significant correlation with employee job satisfaction, and the mentor, coordinator, and innovator manager roles explained the relationship with 42.1% based on multiple regression analysis (p<0.001). In further findings, the manager competing values leadership roles had an effect on employee turnover intention. The results of the data were as follows: mentor and facilitator roles promoted a decrease in employee turnover intention and the director role caused employee turnover intention to increase. Ultimately, this study will be useful for restaurant managers to guide the application of appropriate competing values leadership roles in order to strengthen employee job satisfaction and to reduce turnover intention.

  • Recently, the scale of construction project is getting bigger compared to previous projects. Therefore, the job stress of the field manager responsible for the construction project is getting more and more intense. Therefore, construction companies should establish a job stress management plan for stable human resource management of the field managers. From this perspective, in this study was developed a job stress measurement system in connection with MBTI personality types. The developed system allows the job stress of the field manager to be judged on a scale from 1 to 9 points. Accordingly, it is expected that construction companies will contribute to the effective management of field managers in the future.

전력공기업의 직무만족과 성과보수가 경영자신뢰에 미치는 영향관계에서의 조직공정성의 매개효과 검증 (Analysis of the Influence of Job Satisfaction and the Performance-oriented Remuneration in Electric Power Companies on Trust in Manager: Focusing on the Mediating Effect of Organizational Justice)

  • 본 연구의 목적은 전력공기업 직원의 직무만족과 그들에게 지급되는 성과보수가 조직공정성 인식 수준과 경영자 신뢰에 미치는 영향 정도를 검증하여, 직원과 경영자 상호 간의 신뢰수준 제고를 위한 방향을 제시하는데 있다. 직원의 직무만족과 경영자신뢰 간의 유의한 정(+)의 영향 관계, 직원의 직무만족과 조직공정성 인식 간의 유의한 정(+)의 영향 관계 및 조직공정성과 경영자신뢰 간의 정(+)의 영향 관계로 직무만족과 경영자신뢰 간 조직공정성의 매개역할을 확인할 수 있었다. 또한 성과보수는 직접적으로 경영자신뢰에 유의한 영향을 미치지 못했지만, 분배공정성 및 절차공정성에 유의한 부(-)의 영향을 미치는 것으로 나타났으며, 상호작용공정성은 유의미한 영향 관계는 없는 것으로 나타났다. 이는 공기업의 인건비 예산 규모에 대한 정부의 총량적 규제와 공기업 정부경영평가로 인하여 인건비 운영의 자율성이 상당히 제한적이며, 내부 성과평가 절차 및 성과평가 결과에 대한 직원들의 수용성이 낮아, 성과보수에 대한 조직공정성 인식에 부(-)의 영향을 주는 것으로 설명될 수 있다. 또한 직무만족과 경영자신뢰와의 영향관계에서 분배공정성과 상호공정성의 부분매개 효과를 확인하였으나, 절차공정성의 매개효과는 비유의적으로 나타나, 직원들이 공감하고 수용할 수 있는 원활한 상호소통 기반 내부 인사운영시스템의 구축과 운영 필요성은 경영자신뢰에도 상당한 영향을 미칠 수 있음을 확인하였다. 한편, 성과보수와 경영자신뢰 간의 분배공정성과 절차 공정성의 부(-)의 완전매개효과가 유의적으로 확인되어, 직원들이 성과분배 절차 및 분배결과에 대하여 부정적으로 인식하는 경우, 경영자 신뢰에도 부정적으로 영향을 미치고 있음을 보여주고 있다. 경영자들이 직원들에게 신뢰를 받을 수 있는 영향 요인은 다양하지만, 그 중에서 직원들이 본인의 직무에 만족하고, 그들의 노력과 업무성과가 공정하게 평가받으며, 이에 대한 대가를 조직으로부터 받게 될 때, 직원들은 조직을 공정하다고 인식하고, 의사결정권자인 경영자를 신뢰하게 된다는 것을 본 연구의 결과는 시사하고 있다.

건설현장 건설사업관리기술자의 조직갈등과 직무스트레스 상관관계 분석 (Correlation Analysis between Organization Conflict and Job Stress of Construction Manager in Construction Site)

  • 감리업무가 CM으로 통합되면서 조직의 업무가 확대되고, 업무의 관점 및 목표가 변경되었기에 조직 내 갈등상황이 증가할 가능성이 크다. 조직갈등은 구성원에게 직무스트레스로 작용하여 조직의 성과를 도출하는데 부정적인 요인으로 작용한다. 따라서, 본 연구는 국내 건설현장의 CM기술자에게 발생하는 조직갈등과 직무스트레스의 상관관계에 관해 분석하는 것을 목적으로 한다. 연구결과 CM기술자의 조직갈등은 대체로 낮게 나타났으며, 직무스트레스도 다른 분야 근로자에 비해 적게 받는 것으로 나타났다. 또한, 상관분석 결과 조직갈등과 직무스트레스는 관련이 있는 것으로 나타났다. 본 연구결과는 CM 현장조직에서 조직체계를 개선하는 데 도움을 줄 수 있을 것이다.
