S-OJT 성공요인과 예기치 않은 성과에 관한 사례연구 (Case Study on Critical Success Factors and Unexpected Consequences of Structured OJT)

  • Purpose - Recently on-the-job training (OJT) has become the most preferred training and development method with the emergence of the concept that workplace is the best place where learning take place. But many researchers argue that OJT is not helpful for the performance of organization because OJT is not systematic and mostly depend on quality of trainer. Since Jacobs & McGriffin introduced S-OJT (structured OJT), there has been plenty of researches. But most of the researches have focused mainly on employee's attitude and organizational performance caused by S-OJT and neglected a holistic approach of S-OJT as a system. S-OJT need to be analyzed comprehensively to understand training performance because S-OJT is operated as a system consist of input, process, and organizational context. Although S-OJT may create unintended consequences, there were few researches to explore them. Thus, the purpose of this study is to identify the critical success factors for S-OJT and to find unintended consequences of it. Research design, data and methodology - We conducted a case study on M business unit of A company which developed and has been implementing S-OJT program for years. We designed and prepared the process, collected and analyzed data for the study. We set the theoretical framework to analyze the case after reviewing theories and previous studies on S-OJT. We collected and analyzed internal reports and interview results of the employees of the M business unit. We tried to collect as many information as possible to secure the validity of the research results. Results - The critical success factors identified in the study are as follow. First, it is important to select and train proper trainers for S-OJT. Second, it is needed to develop structured training module. Third, organization have to use effective communication system like on-line community. Forth, trainer should have proper skills for training such as facilitating skill, coaching skill, and delivering skill etc. Fifth, proper learning place is needed. Sixth, organizational support is important especially, immediate supervisor support and concern is critical. Eleventh, it is needed to consider situational contexts. Among them, overload to the trainer will affect the effectiveness of S-OJT. In this study, we found an additional unintended consequence. "To teach is the best way to learn." Experience as a trainer give employee an opportunity to organize one's knowledge and skill and to attain facilitation skill, coaching skill, and relation skill. Thus, organization may use S-OJT to train the potential talent. Conclusions - Many organizations introduced S-OJT to train the newcomers because S-OJT drew attention as an important tool to develop employees. Following this trend, there has been increasing number of researches to find the results of S-OJT and identify the determinants of S-OJT success. However, most of the researches concentrated on finding effects of some factors neglecting holistic approach. This study tried to identify critical success factors affecting effectiveness of S-OJT by using case study and find additional unintended consequence. The results of the study will be useful for organizations which have a plan to adopt S-OJT.

금융위기 이후 소득 불균등에 대한 연구 (Earning Inequality in Korea After the Financial Crisis)

  • '도시가계조사'의 기초자료를 이용하여 금융위기 이후 한국에서 소득분포(earning distribution)가 악화되었다는 것을 보았다; 90th 분위와 10th 분위의 소득격차는 금융위기 전보다 후에 더욱 커졌다. 이러한 현상은 협소하게 정의된 교육과 연령(노동시장 경력) 내에서도 뚜렷하다. 금융위기 이후 소득 불균등의 증가는 기술의 구성요소에 대한 수익(price)의 급격한 증가에 기인한다는 것을 보았다. 따라서 기술에 대한 수요의 증가가 금융위기 이후 소득 불균등의 증가를 이끄는 중요한 요인이라고 해석할 수 있다. 비록 본 연구에서는 금융위기 이후 무엇 때문에 기술 (technology)에 대한 수요가 증가되었는지는 밝히지 못했지만 외국의 연구에서와 같이 이 수요의 증가가 기술의 변화, 조직상 그리고 인사상의 관례(organizational and personnel practice)의 변화, 세계화, 그리고 노조 조직률 및 노동시장 제도의 변화 등이 복합적으로 작용했을 것으로 볼 수 있다. 이제 우리 경제는 금융 위기 이후 2년밖에 지나지 않아 속단하기는 어려우나 세계적 추세로 미루어 보아 향후 지속적으로 기술 수요의 증가가 소득 불균등을 더욱 심화시킬 것이다. 여기서 우리는 매우 중요한 정책적 합의를 끄집어 낼 수 있다. 즉 지금의 소득 불균등은 단지 경기의 회복에 의해 혜소된다고 보기 어렵다는 점이다. 물론 단기적으로는 경기부양책이나 공공사업의 증가 및 현 정부가 실시하고 있는 복지사업 등이 어느 정도 소득 불균등의 해소에 도움이 될지 모른다. 그러나 소득 불균등의 근본적인 치유는 비록시간이 걸릴지라도 수요가 있는 직업 기술에 대한 교육 투자라고 볼 수 있다.

PNU CGCM과 WRF를 이용한 남한 지역 기온 예측성 검증 (Predictability of Temperature over South Korea in PNU CGCM and WRF Hindcast)

  • This study assesses the prediction skill of regional scale model for the mean temperature anomaly over South Korea produced by Pusan National University Coupled General Circulation Model (PNU CGCM)-Weather Research and Forecasting (WRF) chain. The initial and boundary conditions of WRF are derived from PNU CGCM. The hindcast period is 11 years from 2007 to 2017. The model's prediction skill of mean temperature anomaly is evaluated in terms of the temporal correlation coefficient (TCC), root mean square error (RMSE) and skill scores which are Heidke skill score (HSS), hit rate (HR), false alarm rate (FAR). The predictions of WRF and PNU CGCM are overall similar to observation (OBS). However, TCC of WRF with OBS is higher than that of PNU CGCM and the variation of mean temperature is more comparable to OBS than that of PNU CGCM. The prediction skill of WRF is higher in March and April but lower in October to December. HSS is as high as above 0.25 and HR (FAR) is as high (low) as above (below) 0.35 in 2-month lead time. According to the spatial distribution of HSS, predictability is not concentrated in a specific region but homogeneously spread throughout the whole region of South Korea.

The Effects of Job Characteristics on Leadership Awareness and Organizational Citizenship Behavior: Focused on the Role of Motivating Potential Score

  • Purpose - This study aimed to check the influence of job characteristics of members of small and medium businesses on authentic leadership awareness of superiors and organizational citizenship behavior, and if the MPS between awareness of authentic leadership and organizational citizenship behavior mediated. This study aimed to find the influence of job characteristics of SMEs members on leadership awareness and organizational citizenship behavior, and the role of motivating Potential Score. Research Design, Data, and Methodology - Total of 150 valid questionnaires were collected. Frequency analysis, descriptive statistical analysis, correlation analysis, simple & multiple regression analysis, and 3-step mediated regression analysis were conducted. Results - The sub-factors of job characteristics all had positive influence on authentic leadership except skill variety and positive awareness on authentic leadership enhances organizational citizenship behavior of members. Also, MPS partially mediates awareness of authentic leadership and organizational citizenship behavior. Conclusion - Providing skill variety such as expanding jobs to members of SMEs does not have influence of positive leadership awareness of leaders and partial mediation of MPS means that job characteristics along with positive leadership awareness on superiors enhance organizational citizenship behavior and contributes in developing the organization.

한반도 겨울철 강수 유형에 따른 전지구 수치모델(GRIMs) 예측성능 검증 (Evaluation of Predictability of Global/Regional Integrated Model System (GRIMs) for the Winter Precipitation Systems over Korea)

  • This paper evaluates precipitation forecast skill of Global/Regional Integrated Model system (GRIMs) over South Korea in a boreal winter from December 2013 to February 2014. Three types of precipitation are classified based on development mechanism: 1) convection type (C type), 2) low pressure type (L type), and 3) orographic type (O type), in which their frequencies are 44.4%, 25.0%, and 30.6%, respectively. It appears that the model significantly overestimates precipitation occurrence (0.1 mm d-1) for all types of winter precipitation. Objective measured skill scores of GRIMs are comparably high for L type and O type. Except for precipitation occurrence, the model shows high predictability for L type precipitation with the most unbiased prediction. It is noted that Equitable Threat Score (ETS) is inappropriate for measuring rare events due to its high dependency on the sample size, as in the case of Critical Success Index as well. The Symmetric Extreme Dependency Score (SEDS) demonstrates less sensitivity on the number of samples. Thus, SEDS is used for the evaluation of prediction skill to supplement the limit of ETS. The evaluation via SEDS shows that the prediction skill score for L type is the highest in the range of 5.0, 10.0 mm d-1 and the score for O type is the highest in the range of 1.0, 20.0 mm d-1. C type has the lowest scores in overall range. The difference in precipitation forecast skill by precipitation type can be explained by the spatial distribution and intensity of precipitation in each representative case.

제약유통채널에서 영업사원에 대한 통제시스템이 고객지향적 판매와 영업성과에 미치는 영향 (The Effect of Salesperson Control System on Customer-oriented Selling Behaviors and Sales Performance in Pharmaceutical Distribution Channel)

  • Purpose - Recently, domestic pharmaceutical market is growing steadily, but top-tier companies are concentrating on sales growth. In this market, SMEs, which account for more than 80% of the entire market, suffer from the problem of lower margins and increasing inventory costs. According to the government's policy changes related to pharmaceuticals, it is pointed out that the management of existing customers and the control of salespeople are important issues for pharmaceutical companies. This study investigates the effect of the control system on the salesperson in domestic pharmaceutical distribution channel on customer-oriented selling behaviors and sales performance. Research design, data, and methodology - To verify the proposed research model and test hypotheses, the authors selected 244 MR(medical representatives)'s responses which have currently relationship with doctors or pharmacists. This study carefully investigated the reliability, content validity, convergent validity, and discriminant validity of the proposed model. Results - The authors find out the following results: capacity control, activity control, and self control have positive effects on customer-oriented selling behaviors and customer-oriented selling behaviors have a positive effect on sales performance. In addition, we present alternative model to check the direct effect between the control systems and the sales performance, but control system factors except self control have no direct influence. Conclusions - First of all, competency control and activity control increases the customer-oriented selling behavior of the salesperson. This means that the salesperson's sales skill, negotiation skill, customer access skill, presentation ability, monitoring, direction and evaluation are important and it is also important to control activities to check the number of visits to customers, report preparation, and customer service etiquette. Second, the fact that self-control of salesperson affects the customer-oriented selling behavior suggests that self-control is not controlled by external factors but rather establishes short/long-term goals. Therefore, it is important for sales organization to create an environment in which members can induce persistent incentives for self-control. Finally, output control did not affect customer-oriented sales behavior, which is less likely to form confidence or motivation to MRs when output control is perceived as a means of monitoring, supervising, or controlling rather than providing information to salespeople.

국내 주식형 펀드의 타이밍 능력은 존재하는가? (Is There Timing Ability in Korean Equity Funds?)

  • 본 연구의 목적은 국내에서 운용되는 신탁형과 회사형을 포함한 주식형 펀드들의 시장 타이밍 능력과 변동성 타이밍 능력을 검증하는데 있다. 본 연구의 표본기간은 2001년 1월에서 2007년 12월까지의 기간으로, 표본 기간 동안 24개월 이상 존재한 545개의 펀드를 분석 대상으로 하였다. 분석결과, 전통적인 방법을 이용하였을 경우 소수의 펀드에서 시장 타이밍 능력과 변동성 타이밍 능력이 존재하는 것으로 나타났다. 하지만, 횡단면 부트스트랩(cross-sectional bootstrap) 방법으로 도출된 '운(luck)' 분포를 이용하였을 경우, 타이밍 능력이 존재하는 소수의 주식형 펀드들은 단지 '운(luck)'에 의한 것이지 '능력(skill)'에 의한 것이라고 판단하기 어렵다는 것을 발견하였다.

산업간 기술격차가 근로소득에 미치는 영향: 자영업과 임금근로의 비교 (The Earnings Effect of Inter-Industry Technology Differences : A Comparison of the Self-Employed and Wage Earners)

  • 본 연구는 기술진보의 소득증대 효과가 근로자의 직무(숙련) 특성에 따라 다를 것이라는 전제 하에, 산업간 기술격차가 근로소득에 미치는 영향을 자영업과 임금근로로 나누어 비교 분석하였다. 실증분석에는 한국노동패널조사(KLIPS) 자료를 사용하였고, 2단계 추정법과 분위회귀분석을 사용하였다. 분석 결과, 임금근로(직업특수적 숙련)에 대해서는 기술진보의 소득증대 효과가 고학력자에 집중되는 반면, 자영업주(경영가적 숙련)에 대해서는 기술진보의 소득중대 효과가 모든 학력계층에서 나타났다. 이러한 부문별 차이는 분위회귀분석에서도 동일하게 나타난다.

슈퍼바이저의 지식 및 기술 역량 연구 -IPA분석을 통한 사회복지관, 장애인복지관, 노인복지관 비교- (Knowledge and Skill Competence of Supervisor)

  • 본 연구의 목적은 슈퍼바이저 스스로가 인식하는 슈퍼바이저의 역량에 대한 중요도와 실행도를 사회복지관, 장애인복지관, 노인복지관 유형에 따라 비교 분석하고 이에 따라 슈퍼바이저의 역량을 향상시키기 위한 실행전략을 제안하는 것이다. 367부의 설문에 대한 t검증 결과, 슈퍼바이저에게 요구되는 14개 지식역량(t=30.545, p<.001)과 15개 기술역량(t=27.335, p<.001)에 대한 중요도와 실행도는 통계적으로 유의미한 차이를 보였다. 또한 IPA(중요도-실행도)분석 결과, 4개 영역(지속유지, 집중개선, 점차개선, 과잉)의 분포에 있어서 기관유형별로 차이가 나타남에 따라 이에 대한 실행전략을 제시하고 논의하였다.

Training-Effectiveness and Team-Performance in Public Organization

  • This study aims to invest in empirical relationships in a model that becomes the process of Team-Performance due to participation in practical training through causality between Training Effectiveness variables, soft-skill competence, Employee-Creativity, and team performance. This study uses a quantitative approach. The analytical tool used is structural equation modeling (SEM) using AMOS version 23 software. Accidental sampling technique is used to collect the sample. As many as 202 respondents filled up a survey questionnaire with complete and valid answers. This study's results significantly contribute to fill the gap of inadequate empirical evidence that can answer critical questions about the missing link between training and employee-performance, more specifically between training-effectiveness and team-performance. The results showed that practical training would encourage employees' soft-skill competence, improve Employee-Creativity, and improve Team-Performance. Furthermore, training-effectiveness also plays a significant role in enhancing employee-creativity and helping in optimal team-performance. This study also found that the relationship between employee-creativity and team-performance did not show positive and significant results; therefore, empirically, it did not support the hypothesis built in this study. Practical training targeted towards increasing soft-skills and creativity is a fundamental reason which not only aims to contribute toward organizational performance but also provides personal feedback for self-development.
