Assessment of LMX as Mediator in Procedural Justice - Organizational Citizenship Behavior Relationship

  • Purpose: Organizational justice is not considered as objective variable, but considerably, it is the employee's perceptions about an organization. Since the last four decades, researchers endorsed the significant importance of organizational justice on motivation and work behaviours like turnover intentions, trust, motivation, organizational commitment, job satisfaction, in-role and organizational citizenship behaviour. Accordingly, scant literature is available on procedural justice - organizational citizenship behaviour via mediating role of leader-member exchange (LMX) in higher education context especially in Asian countries like Pakistan. Research Design, Data and Methodology: Cross - sectional study design was used and data was collected from the 452 permanent and contractual teaching faculty serving in different positions at private and public sector degree awarding institutes / universities accredited by Higher Education Commission (HEC) of Pakistan. Mediated regression analysis, as proposed by Baron and Kenny (1986), was employed to address the research hypothesis. Results: Results showed that procedural justice and LMX was positively impacted on OCB and LMX also fully mediates the relationship of procedural justice and organizational citizenship behaviour (OCB). Conclusion: The result indicated that LMX fully mediates the relationship of procedural justice and organizational citizenship behaviour.

The Development of an Organizational Socialization Process Model for New Nurses using a System Dynamics Approach (시스템다이내믹스를 이용한 신규간호사의 조직사회화과정 모델 개발)

  • Purpose: The purpose of this study was to examine the problems and relevant variables for effective Organizational Socialization of new nurses, to produce a causal map, to build up a simulation model and to test its validity. Method: The basic data was collected from Sep. 2002 to July 2003. The Organizational Socialization process of new nurses was analyzed through a model simulation. The VENSIM 5.0b DSS program was used to develop the study model. Result: This Model shows interrelation of these result variables: organizational commitment, job satisfaction, job performance, intention of leaving the work setting, decision making ability, and general results of Organizational Socialization. The model's factors are characteristic of organization and individual values, task-related knowledge and skills, and emotion and communication that affects new nurses' socialization process. These elements go through processes of anticipatory socialization, encounter, change and acquisition. The Model was devised to induce effective Organizational Socialization results within 24 months of its implementation. The basic model is the most efficient and will also contribute to the development of knowledge in the body of nursing. Conclusion: This study will provide proper direction for new Nurse's Organizational Socialization. Therefore, developing an Organizational Socialization Process Model is meaningful in a sense that it could provide a framework that could create effective Organizational Socialization for new nurses.

The Relationship Between Perceptions of Organizational Politics and Job Attitudes: The Moderating Effect of Trust in Supervisor (조직정치지각과 직무태도간의 관계: 상사에 대한 신뢰의 조절효과)

  • As to the research method for this study, it examines the conceptional understanding of organizational politics along with existing theories, prior research and prior models on the perception of organizational politics. Empirical analysis concerning the six hypothesis of the research, is carried out based upon returned questionnaires. The subjects of the survey were more than sergeant executive of 51 units R.O.K Army. Out of the 350 copies of the questionnaire, 323 copies were returned of which 294 were used for analysis. Results indicated that perceptions of organizational politics were negatively related to job attitudes(eg. job satisfaction, organizational commitment, organizational citizenship behavior). The relationship between perceptions of organizational politics and organizational citizenship behavior was moderated by trust in supervisor. Finally, implications and future research suggestions are discussed.

Effect of Leader-member Exchange on Affective Commitment and Continuance Commitment: The Mediating Role of Job Stress (리더-부하간 교환관계(LMX)가 정서적 몰입과 근속적 몰입에 미치는 영향: 직무스트레스의 매개효과를 중심으로)

  • The purpose of this study is to examine the effect of leader-member exchange(LMX) on employee's affective commitment and continuance commitment focusing on the mediating role of job stress. On the basis of theoretical linkages between the constructs, a conceptual model and hypotheses were established. The sample included 482 employees. Structural equation modeling(SEM) was employed to test the hypothesized relationships in the conceptual model. This study shows that the proposed model is reasonably fit to the actual data. Empirical results indicate that LMX has a negative impact on employee's job stress, has a positive impact on employees' affective commitment and continuance commitment. Employees' job stress has partially mediated effect on the relationship between LMX and employees' affective commitment, but has not mediated effect on the relationship between LMX and employees' continuance commitment.

Relationship among Job Characteristics, Jod Satisfaction and Organizational Commitment of Dental Technicians (치과기공소 근무자의 직무관련 요인과 직무만족 및 조직몰입과의 상관관계)

  • This study relates to the procedures and the attitude of dental technicians. In order to identify the attitude factors which have influence on the job satisfaction and the organizational commitment, self-administered questionnares were distributed by mail to 504 technicians randomlyselected from 482 dental laboratories registered in Korean Dental Lab. Association from February 6 to February 27, 1987. The following results were obtained: 1. Canonical correlation between the group of general variables and the group of job satisfactional variables was significant statistically as Rc=0.48. But canonical correlation between the group of general variables and the group of organizational commitment variables was insignificant statistically as Rc=0.37. 2. Canonical correlation between the group of job characteristic variables and the group of job satisfactional variables was highly significant statistically as Rc=0.69. Wage propriety, promotion opportunity and benefits propriety were highly influential factors among the job characteristic variables. 3. Canonical correlation between the group of job characteristic variables and the group of organizational commitment variables was highly significant statistically as Rc=0.61. Wage propriety, promotion opportunity of acquiring technique and duty importance were highly influential factors among the job characteristic variables. 4. The job characteristic variables which had influence on the job satisfaction varied statistically according to the general variables. in case of age, technical career, academic career and duty, the job characteristic variable was wage propriety and the business relations. 5. The job characteristic variables which had influence on the organizational commitment varied statistically according to the general variables. The case of male was applicable to wage propriety, the case of female was applicable to benefits propriety, the case of dental technicians who were less than 30 years old was applicable to wage propriety, the case of dental technicians who had more than 5 years technical career was applicable to monotonousness. 6. The most influential factor was wage propriety among job characteristic variables which influenced on the job satisfaction and the organizational commitment of dental technicians.

The analysis of trends in domestic research on career development of nurses (간호사 경력개발에 관한 국내 연구 동향 분석)

  • This study was conducted to explore the latest trends in domestic research related to career development for nurses and present a theoretical approach and practical direction of career related papers in the field of nursing and health care. The subject of the study was articles regarding career development of nurses published in domestic journals from 2008 to 2017. The final 29 papers were found after searching the RISS and KISS databases for 'nursing', 'nurse', 'career', 'career development', 'career development program', and 'career management.' To analyze the overall trends, the analysis was reviewed by year, source, research design, and subjects, and content analysis was used to identify trends by topic. The results of content analysis were divided into career development and career development results as the upper categories. The subcategories of career development were divided into organizational career management, personal career management, and career performance. The subcategories of personal career management consisted of career exploration, career planning, career plateau, and career interruption. Organizational career management consisted of CLS development and application, CLS awareness survey, and career development model building. Career performance consisted of career commitment, organizational commitment, turnover intention, change after CLS application, career satisfaction, and career withdrawal intention. The most frequently discussed topics were career commitment among career performance. Therefore, the direction of nursing research related to career development requires integrated research that meets personal and organizational needs, and diversity in subject, research design and research theme is required.

OJT Characteristics and OJT Outcomes in a Domestic Travel Industry: Moderating Effect of Tie Strength (OJT 특성요인과 OJT 성과 간 관계에서 훈련자-피훈련자 관계강도 조절효과 분석: 국내 여행서비스업 초기 경력자를 대상으로)

  • Purpose - The purpose of this study was to substantiate the relationship between on-the-job training (OJT) characteristic factors and OJT outcomes and the moderating effect of the tie strength between a trainer and a trainee on the relationship. OJT characteristic factors were composed of a unit of work to be learned, trainee's motivation, trainer's ability, OJT design, and OJT support. OJT outcomes included job satisfaction and organizational commitment in the research. The tie strength means a sense of intimacy with a trainer. All of the OJT characteristic factors, OJT outcomes, and the tie strength were defined operationally as the perceived ones by a trainee. Research design, data, and methodology - This study analyzed the data of 302 employees in a domestic travel agency as early career for seven years or less. The main methods for the analysis were multiple linear regression analysis and moderating effect analysis. The whole process of the data analysis was conducted using the SPSS 21.0 for windows. Results - The results of the study are as follows: First, every five element of OJT, including unit of work to be learned, trainee's motivation, trainer's ability, OJT design, and OJT support, showed positive influence on OJT outcomes - job satisfaction and organizational commitment. Second, the tie strength between a trainer and a trainee was positively related with OJT outcomes. Finally, the strength of ties between the trainer and the trainee was found positively to moderate the relationship of a unit of work to be learned, OJT design, or OJT support, with OJT outcomes. However, the moderating effect of the tie strength was not significant statistically between the trainee's motivation or the trainer's ability, and OJT outcomes. Conclusion - In the study, it was demonstrated that every OJT characteristic factors have a positive contribution to job satisfaction and organizational commitment for early career employees. In addition, the study showed the need to pay attention to improve the quality of relationships between trainers and trainees, in order to increase the impact of a unit of work to be learned, OJT design, and OJT support. These findings suggest the implications in the three factors as external factors that constitute OJT. The three factors are made by HRD practitioners who are involved in design and operation of the program as well as their interventions to improve the quality of the relationship between trainers and trainees. On the other hand, it was demonstrated in the research that trainee's motivation and trainer's ability, regardless of their tie strength, have a direct impact on OJT outcomes by itself. Moreover, the trainee's motivation and trainer's ability are intrinsic characteristics, rather than external factors that constitute OJT. Therefore, they are unlikely to be changed by HRD practitioners' interventions. In conclusion, it was argued in the research that the trainee's motivation and trainer's ability should be a consideration in selecting and matching partners in OJT participants before starting OJT.

The Market Orientation's Effect on the Performance : The Mediating Role of the Salespeople-Related Variables and the Customer-Related Variables (기업의 시장지향성이 성과에 미치는 영향 : 판매원관련 변수들과 고객관련 변수들의 매개역할)

  • This research has the goal of model presentation which explains the mediating role of the salespeople-related variables(customer orientation, job satisfaction, and organizational commitment) and the customer-related variables(service quality, service value, customer satisfaction, and customer loyalty) on the market orientation's effect on the performance. We collected survey data from 152 shop managers working in the department-store. In the result of final analysis, all 12 hypotheses are supported with statistically significance. The market orientation of firm increases the salespeople-related variables(customer orientation, job satisfaction, and organizational commitment), and the salespeople-related variables increase the customer-related variables(service quality, service value, customer satisfaction, and customer loyalty). Finally, customer loyalty increases the performance. This research has the contribution of explanation which shows the mediating role of the salespeople-related variables(customer orientation, job satisfaction, and organizational commitment) and the customer-related variables(service quality, service value, customer satisfaction, and customer loyalty) on the market orientation's effect on the performance. According to the result of this research, firms have to focus on the market orientation and understand the role of salespeople-related variables and customer-related variables on the process between the market orientation and the performance.

The Effect of Task-Conflict on Job Attitudes : The Mediating Effects of Communication (과업갈등이 직무태도에 미치는 영향 : 커뮤니케이션 만족의 매개효과)

  • The purpose of this study is to investigate the effects of task conflict on job attitudes (organizational commitment & job satisfaction), focusing on the mediating effects of supervisory communication & co-worker communication. Recently, the importance of communication as a research topic has been increasing. According to prior research, communication satisfaction has a positive effect on job performance. However, studies which take into account the different types of communication are lacking. Therefore, this study considered two types of communication (supervisory communication and coworker communication). A research model and hypotheses were developed in order to examine the theoretical research issues and questions. The sample consisted of 280 survey data drawn from employees in firms located in Korea. The data was analyzed by the statistical packages, SPSS 21.0 & AMOS 21.0 for Windows. The findings of the analysis are as follows. Firstly, it was found that task conflict had a negative (-) effect on organizational commitment & job satisfaction. Therefore, H1a & H1b are supported. Secondly, it was found that task conflict had a negative (-) effect on supervisory communication. Therefore, H2a is supported. However, it did not have a significant effect on co-worker communication. Hence, H2b is not supported. Thirdly, as regards the mediating effect of supervisory communication, it was found that supervisory communication mediated the effect of task conflict on job attitudes (organizational commitment & job satisfaction). Therefore, H3a & H3b are supported. Finally, the mediating effect of co-worker communication was not significant. Therefore, none of the sub-hypotheses of H4 are supported. Based on these findings, this study suggested directions for future research.

A Study on the Impact of Hotel Internal Marketing Practices on Culinary Staff Job Satisfaction and Organizational Commitment (호텔기업 내부마케팅활동이 조리종사원들의 직무만족과 조직몰입에 미치는 영향에 관한 연구)

  • This study seeks to determine causal relationships between hotel internal marketing practices and job satisfaction, and ultimately on organizational commitment, to contribute information enabling hotel management to better understand employees working in hotel culinary departments. SPSS 18.0 and AMOS 18.0 were employed for the statistical analysis (e.g. frequency statistics, exploratory factor analysis, confirmatory factor analysis, reliability analysis, and structure equation model). Results revealed that the formulated model showed proper model fit (${\chi}^2=227.154$(df=179), p-value=0.009, CMIN/DF=1.269, RMR=0.013, GFI=0.931, AGFI=0.911, NFI=0.906, CFI=0.978, RMSEA=0.031), and confirmed construct reliability and convergent validity. Three factors (benefit package, educational training, work autonomy) were extracted based on the results of the factor analyses. Specifically, benefit package and work autonomy exhibited an effect on job satisfaction with benefit package asthe most significant factor (t-value 3.311, p<0.001), partially supporting the first hypothesis of this study. In addition, job satisfaction has found to have a positive influence in organizational commitment, confirming the second hypothesis of this study.
