Work Rewards and Occupational Commitment of Hospital Nurses (종합병원 간호사들의 노동보상과 직업몰입에 관한 연구)

  • The purpose of this study is to empirically investigate the determinants of occupational commitment of hospital nurses. For this study, a causal model of occupational commitment of hospital nurses was constructed based on the exchange theory. The sample of this study consisted of 329 nurses from S general hospitals located in Seoul and south-eastern area of Korea. Data were collected with self-administered questionnaires and analyzed using hierarchical multiple regression. It was found that four task reward variables(variety, significance, workload and resource inadequacy), one social reward variable(supervisory support) and two organizational reward variables(promotional chances and pay) had significant net effect on hospital nurses' occupational commitment. The implications of these findings were discussed and the suggestions for future research wert advanced.

Relationship between Quality of Working Life and Organizational Effectiveness of Employees at the General Hospital (종합병원 근무자의 근로생활의 질과 조직유효성과의 관련성)

  • Objectives: Quality of Working Life(QWL) is a set of employee's physical, mental conditions which are perceived at their work. Most employees and managers are concerned about the quality of working life as a strategy for improving organizational effectiveness. The purpose of this study is to investigate the relationship between QWL and organizational effectiveness of employees at the general hospital. Methods : Data were collected by self-administered questionnaires at the general hospital in Kyunggi-Do. Survey was conducted to 675 workers. QWL was measured by using 5 items from the scale developed by Walton(1973). Organizational effectiveness was measured by measuring organizational commitment, intention of job-shift, and job satisfaction. Results: The recognitions to each component of QWL were significantly different by socio-demographic characteristics such as sex, age, education levels and working duration. Also, QWL were significantly different by types of organizational culture. Multiple regression analysis and multiple logistic regression analysis were applied to find the relationship of QWL and organizational effectiveness. As a result, job-pride, compensation, working condition, human relationship and development showed significant relationship with organizational effectiveness. Conclusions: These results show that QWL is significantly related to organizational effectiveness. So we expect that this result will be used as basic informations for management and motivation of employees at the general hospital.

  • The objective of this study is to evaluate the organizational effectiveness of uniersity libraries in Korea. This study models emphasized the situational factors, fundamental factors and types of organiz tional effectiveness. environment, technology, size, strategy, and power were taken as situational factors of organizational structure ; fundamental factors were complexity, formalization, and centralization ; organizational structures were diveded into simple organization, functional organization, departmental organization, subject divisional organization(I), (II). Efficiency, flexibility, information service and satisfaction were taken as effectiveness factors and satisfaction was subdivided into organizational commitment and job satisfaction. In this study, situational factors, fundamental factors and types of organizational structures influence one another, ultimately affect the level of organizational effectiveness. Organizational effectiveness represents no organization of high organizational effectiveness on all levels.

The Effect of Job Environment Factors on Turnover Intention of School Foodservice Employee and Mediating Effect of Organizational Commitments (직무환경 요인이 학교급식 조리종사자의 이직의도에 미치는 영향과 조직몰입의 매개효과)

  • The study aims were to verify the influences of job environment factors and work attitude on turnover intention of school foodservice employees, and then to verify the mediating effect of organization commitment between six areas of worklife and turnover intention so that organizations can intervene to reduce the turnover intentions of employees. The subjects were 205 employees who were working in the school foodservice field. The job environment factors were measured by six areas of worklife (workload, control, reward, fairness, community, value) and the organizational commitment was measured by two types of commitments (affective, continuance). The results were as follows. First, workload, reward, community and value of six areas of worklife reduced affective commitment, control and fairness increased continuance commitment, and affective commitment reduced turnover intention. Second, only reward and community showed direct effect on turnover intention, but all six areas of worklife had a statistically significant indirect effect on turnover intention through affective commitment. These results showed that job environment factors had both direct and indirect effect on employees' behavior through employees' affection. These findings imply that organizations can control employees' turnover intention by providing education or social support to maintain their affective commitment even when organizations cannot change job environment.

Effects of Individual Motivation on Turnover Intention among Social Workers : Focused on the mediation effects of multiple commitment (사회복지사의 개인적 동기가 이직의도에 미치는 영향 - 다중몰입의 매개효과를 중심으로 -)

  • This study set out to investigate the effects of individual motivation on turnover intention among social workers and examine their turnover intentions in details by focusing on the mediation effects of multiple commitment. To be specific, it aimed to propose and test a prediction model for social workers' turnover intentions based on the Self-determination Theory and Theory of Planned Behavior. For those purposes, a mail survey was taken among social workers working for use facilities, residential facilities, public health centers, social welfare foundations and associations, and all kinds of centers and institutions in 15 cities and provinces across the nation. Total 1,918 questionnaires were distributed, and 1,671 ones were returned, and 979 whose respondents expressed a turnover intention were used in final analysis. The analysis results indicate that psychological motivation of social workers had direct impacts on their turnover intention. However, their role stress had no direct impacts on their turnover intention, which suggests that the impulsive routes model for turnover intention is supported only in psychological motivation and job characteristics. Secondly, their psychological and job motivation turned out to have indirect impacts on turnover intention through the multiple commitment, which suggests that the reflective routes model for turnover intention is supported in all career, job, and organizational commitment. Career commitment had the most significant impacts on turnover intention, being followed by job commitment and organizational commitment in the order, which suggests that the social welfare academy should increase their interest in career commitment.   • This study attempted to verify the relationship among Job Attitude, Personality and Demographic Characteristics according to Dual Commitment Type. The groups were named 'very high dual commitment group(both highly committed to the organization and union)', 'normal dual commitment group(average level of commitment to both of them)', 'resisting dual commitment group(no commitment to both of them)', 'organization commitment group(only committed to organization)', 'union commitment group(only committed to union)'. This research was analyzed by 388 Hyundai and Kia motor company members and 'very high dual commitment group' and 'organizational commitment group' showed the highest Job Satisfaction and Job Involvement. Through group segmentations considering sub-concepts could contribute to design a strategy to increase the company's competitiveness in aspects of the direction to the HR policy.

  • In recent years, a scholars and a managers in business have taken a more interest on the effects of corporate culture on the organization effectiveness. The corporate culture has been recognized as one of the way to promote the organization performance and cope with the changes of the business environment. Edgar H. Shein defins the corporate culture as the that the pattern of basic assumptions that a given group has invented, discovered or developed in learning to cope with its problems of external adaptation and internal integration. The organization effectiveness is differently defined as the job satisfaction, job involvement, organizational commitment, organizational performance etc. The business culture help the employee (1) understand the values, the tradition, and the different management systems(decision-making basis, promotion, reward, behavior etc.) of the company, (2) make the performance-oriented decison and doings. Consequently, the excellent corporate culture would improve the organizational effectiveness. The purpose of this study is (1) to examine theoretically the content on the corporate culture and the organizational effectiveness, (2) to suggest the direction of the corporate culture management for both the management md the scholars.

Emotional Labor and Work Attitudes for the Flight Attendants (항공사 객실승무원의 정서노동이 업무태도에 미치는 영향)

  • In this study, the work attitude of flight attendants who were performing emotional labor, had been explored. The organizational support system had been analysed to test its effect as a moderator on increasing positive job attitudes. It was found emotional labor had influence on work attitude of flight attendants. Emotional labor consisted in this study deep acting and surface acting. First, deep acting found positively related with job satisfaction and organizational commitment, negatively related with intention to leave. Second, surface acting negatively related with job satisfaction and positively related with intention to leave. This study put organizational support systems as moderator. First, Training has moderating effect on the relationship between deep acting. Organizational support has moderating effect on the relationship between deep acting, intention to leave. Counselling has moderating effect on the relationship between deep acting, job satisfaction. Peer support has same effect on the relationship between deep acting and intention to leave.

  • Purpose: The purpose of this research is to discover the effects of REBT group counseling on the self-efficacy and organizational effectiveness of nurses with high scores on dysfunctional attitude scale. Method: There wewe 21 subjects in the experimental group and 25 subjects in the control group. This treatment lasted for eight weeks. Each week, a two and half hour long session was cinducted. Results: The experimental groups showed that significant statistical differences compared with the control groups in the score of self-efficacy, job-satisfaction, organizational commitment, and nursing performance. Conclusion: These results imply that REBT group counseling could be utilized as good nursing intervention to enhance self-efficacy, organizational effectiveness at the general hospital.
