프랜차이즈에서 리더십스타일의 선행요인과 성과요인에 관한 연구 (A Study on Antecedents and the Consequences of Leadership Styles for Korean the Franchise System)

  • 본 연구는 1980년대 이후 관심을 끌고 있는 리더십연구를 프랜차이즈시스템의 본부와 가맹점관계에 적용하였다. 연구의 목적은 여러 선행연구 및 자료에서 나타난 핵심이슈들 즉, 윤리성, 정보기술, 그리고 조직문화를 리더십의 선행요인으로 보고 이들과 리더십스타일 및 성과 간 관계를 규명하고자 한다. 이를 위하여 프랜차이즈의 3개 업종, 즉 외식업, 서비스업, 도소매업의 가맹점 220업소의 점주를 대상으로 자료를 수집 분석한 결과 거래적 조직문화가 리더십을 강화시키고, 기술역량은 변혁적 리더십만을, 윤리성은 경로리더십유형에 관계없이 모두 영향을 미쳤다. 리더십의 성과에는 변혁적 리더십은 재무적 성과를 강화시키나 거래적 리더십은 관계시민행동을 강화시키는 것으로 나타났다. 이는 프랜차이즈본부가 거래관계를 중시한 과업지향적 문화를 조성하여 리더십을 강화하고 윤리성의 확립과 기술역량을 축적해야 하며 변혁적 리더십과 거래적 리더십을 선택적으로 발휘하여 재무적 성과와 관계시민행동을 촉진해야함을 나타내 보였다. 본 연구는 "리더십조건은 만들어 질수 있다"는 메시지의 전달과 정부의 유통정책에 경로리더의 양성과 활용기반을 마련하며 윤리교육과 윤리가이드라인이 필요함에 대한 단서를 제공하였다.

병원 조직의 진성리더십 유형이 조직몰입과 조직시민행동에 미치는 영향에 관한 연구 : LMX의 매개효과를 중심으로 (A Study on the Effect of Authentic Leadership of Hospital Organization on Organizational Commitment and Organizational Citizenship Behavior: Focusing on Mediating Effect of LMX)

  • Purpose - This study is to clarify the structural relationship between the direct supervisor and organizational commitment and organizational citizenship behavior through mediation of the Leader-member exchange (LMX) in the hospital organization, and to confirm the mediating effect of the LMX. Through this study, we will provide basic data on the aspects of HR to enhance organizational immersion and organizational civic behavior in hospital organizations, and present suggestions on academic contribution and effective organizational operation measures. Research design, data, and methodology - This study is to investigate the relationship between authentic leadership and OC and OCB of the organization member, which is proposed to secure more active and high competitiveness in the recent changing medical environment, with multi-regression and B&K(1986) method. For this purpose, 653 employees of senior hospitals in Seoul and Kyeong-In area were surveyed using structured questionnaires. Each questionnaire was composed of 7-point scale, and each hypothesis was testified by multiple leaner regression and by BK method for testifying mediator effect. Result - As a result of the analysis, it was found that the male and non-medical staff had higher recognition level than the medical staff in the LMX, organizational commitment and organizational citizenship behavior. In the senior management or more than 5 years' experience group, organizational commitment and organizational citizenship behavior were recognized higher than the group of subordinate managers. Second, authentic leadership has a positive influence on LMX, organizational commitment and organizational citizenship behavior, and LMX has a significant positive impact on organizational commitment and organizational citizenship behavior. In addition, as a result of analyzing LMX mediating effect in the relationship of authentic leadership and organizational effectiveness by BK method, LMX had partial mediating effects between authentic leadership and organizational citizenship behavior, and between authentic leadership and organizational commitment. Conclusion - Results of the study confirmed that all the members of the hospital organization that were lacking served as positive factors for the relationships of authentic leadership and LMX, and authentic leadership and organizational effectiveness. It is expected that the hospital organization will be able to suggest such as the organizational approach to expect high organizational effectiveness centering on authentic leadership ability as psychological capital.

ERP 사용자의 조직시민행동과 확장이용의도 간의 관계에 영향을 미치는 요인에 관한 연구: 흡수역량과 지각된 유용성의 매개효과를 중심으로 (A Study on Factors Affecting the Relationship between User's Organizational Citizenship Behaviors and Intention of ERP Extension Usage: Focusing on the Mediating Effects of Absorptive Capacity and Perceived Usefulness)

  • This study is an empirical study on the relationships among organizational citizenship behaviors, absorptive capacity, performance of using ERP(perceived ease of use, perceived usefulness, and intention of ERP extension usage). In particular, mediating effect of absorptive capacity and perceived usefulness is empirically analysed to find causes and impacts among these variables. In order to achieve the goals of this study, research models were proposed and hypothesis were drawn to test on the basis of previous studies. A survey was conducted to the members of the seven organizations such as manufacturers, distributors and service industry. The survey questionnaires were sent to 400 people and 304 of them were returned. This data was analyzed with SPSS 12.0 and AMOS 5.0. The study results are as follows. There were no direct effects of the organizational citizenship behaviors on the performance of using ERP. The organizational citizenship behaviors had a positive effects on the absorptive capacity. The absorptive capacity had also a positive effect on the performance of using ERP and the perceived ease of use. The perceived ease of use had a positive effect on the perceived usefulness and the intention of ERP extension usage. Futhermore, the perceived usefulness had a positive effect on the intention of ERP extension usage. In addition, there was a full mediating effect of the absorptive capacity on between the organizational citizenship behaviors and the performance of using ERP. The perceived usefulness had a partial mediating effect on between the perceived ease of use and the intention of ERP extension usage.

서비스 직원의 감성지능이 서비스지향 조직시민행동에 미치는 영향: 내면연기의 매개효과성 (The Effect of Service Employees'Emotional Intelligence on Service-Oriented OCB through Deep Acting)

  • Purpose: Although emotional intelligence(EI) is seemingly related to the service-oriented citizenship behaviors(OCB) of contact employees who are directly interacting with customers, there are only a few studies examining the relationship between the two. This study attempts to provide empirical evidence for a link between EI and service-oriented OCB. In addition, when EI affects service-oriented OCB, this present study identifies which emotional labor strategy between surface acting and deep acting is to be chosen. Methods: The data of EI, service-oriented OCB, surface acting, and deep acting were collected from 142 sales employees who provided services in four large domestic department stores. Hierarchical regression analyses were performed to verify empirically the main effects between EI and service-oriented OCB and mediating effects of emotional labor strategy. Results: The results show that EI is significantly related to service-oriented OCB in the current sample. Results also indicate that the deep acting rather than surface acting reveals a mediating effect in the process of EI affecting service-oriented OCB. Conclusion: The results of this study shows that EI which has a conceptual basis for OCB, can be extended to service-oriented OCB, The results also contribute to expanding the understanding of the relationship between EI and service-oriented OCB by testing the effect of EI on service-oriented OCB through deep acting. Theoretical and practical implications are reviewed, and limitations of the study and suggestions for future research are addressed.

기업의 사회적 책임 활동에 대한 정당성 인식이 종업원의 조직시민행동에 미치는 영향에 관한 연구: CEO의 비전적 리더십의 조절효과를 중심으로 (Effects of employees' perceptions of CSR legitimacy on their citizenship behaviors: The role of moderation by CEO's visionary leadership)

  • This study examines whether employees' legitimacy perceptions of corporate social responsibility (CSR) affect their organizational citizenship behavior (OCB). It also investigates whether CEO's visionary leadership can moderate this causal relationship. CSR legitimacy is defined in the current study as employees' personal beliefs about the appropriateness of corporate CSR activities. In fact, employees evaluate the appropriateness of CSR activity based on its consistency with corporate philosophy (e.g. corporate mission, vision, and values) which functions as employees' referencial belief structure. If CSR activity is perceived as one of firm's effort to fulfill its mission, vision, and values, which means that espoused theory and theory-in-use of CSR activity are congruent, employees will consider firm's CSR activity as legitimate. If, however, employees think that CSR activity is not congruent with firm's mission, vision, and values, which means that espoused theory and theory-in-use of CSR activity are inconsistent, they will perceive that CSR activity of their firm is not legitimate. In the current study, we propose that employees who perceive that the CSR activity of their firm is legitimate are more likely to engage in OCB. In addition, we hypothesize that CEO's visionary leadership can strengthen the positive effect of employees' perception of CSR legitimacy on their OCB. We tested these hypotheses with the sample of 383 employees from 32 companies listed on DJSI (Dow Jones Sustainability Index) Korea 2009. We employed the HLM (hierarchical linear modeling) program to decompose the multi-level random effects. We found that CSR legitimacy perceptions of employees increase employees' OCB and that CEO's visionary leadership moderates this relationship. We discussed implications of these findings in more detail.

치과기공사의 직업윤리의식이 직무만족도와 조직시민행동에 미치는 영향 (The influence of dental technician's work ethic on job satisfaction and organizational citizenship behavior)

  • Purpose: The purpose of this study was to examine the influence of dental technicians sense of work ethics on their organizational effectiveness such as job satisfaction and organizational citizenship behavior. Methods: A self-administered survey was conducted from August 25 to September 15, 2017, on 220 selected dental technicians. The collected data were analyzed by SPSS Win 19.0. Statistical data on frequency and percentage were obtained, and t-test, one-way ANOVA, correlation analysis and regression analysis were carried out. Results: When the subjects' sense of work ethics was analyzed, there were significant differences according to their field of work, position, dental technician career and monthly income(p<.05). Their average score in the items about a sense of work ethics was 3.80, which was a high score. As a result of analyzing the organizational effectiveness of the dental technicians, there were significant differences according to their field of work, position, dental technician career and monthly income(p<.05). The average score in job satisfaction items was 3.14, and that in organizational citizenship behavior items was 3.55. Conclusion : As a result of research, the above-mentioned findings of the study imply that as for the correlation between a sense of work ethics and organizational effectiveness, a better sense of work ethics led to better organizational effectiveness, as every variable had a significant positive correlation with each other. In addition, interpersonal relationships were identified as the factor that exerted the largest influence on both of job satisfaction and organizational citizenship behavior.

아카이브 중심의 전쟁과여성인권박물관 (War and Women's Human Rights Museum: Archives are Key)

  • 이 글은 전쟁과여성인권박물관의 아카이브 관리 사례를 소개하는 글이다. 전쟁과여성인권 박물관은 NGO단체가 운영하는 일본군'위안부' 문제를 다루는 소규모 박물관이다. 외형상으로는 박물관으로 등록, 운영하고 있지만, 실제 모기관의 업무기록물과 수집자료를 이관받아 관리하므로 아카이브 관리 기능이 박물관 업무의 큰 비중을 차지하고 있다. 이 글의 본문에서는 박물관에서 아키비스트 역할과 소장 기록물의 특징을 소개한다. 일반적인박물관과 기록물관리기관과의 차이점과 특수성을 소장 기록의 유형을 통해 살펴 보았다. 아울러 아카이브 관리를 위한 박물관으로서의 이점을 설명하며 기록물관리기관이 문화기관으로 나아가기 위한 시스템을 제안한다. 한편 최근 맞이한 조직의 위기상황과 위기대응을 위한 기록관리의 현실적인 문제점과 기록관리에 미친 영향 소개하며 앞으로의 기록관리의 비젼과 계획을 들어 본다.

에너지정책 거버넌스의 변화에 관한 고찰 (A Study on the Change of Energy Governance in Korea)

  • 한국의 에너지 부문은, 정부가 정책과정을 독점하는 가운데 명령과 통제 메커니즘에 입각하여 시장과 시민사회를 규율하는 행정국가형의 관료제 거버넌스가 현저한 부문의 하나였다. 이러한 거버넌스 체제 아래 정부는, 공기업을 통하여 에너지를 직접 공급하는 한편, 광범위한 공적 규제들을 활용하여 시장행동을 규제하였다. 그러나 한국 에너지 부문의 거버넌스 체제는, 1993~2002년 기간 중에 정부의 신자유주의적 개혁이 추진되면서 '시장주의 거버넌스'로 전환되는 변화과정을 걸었다. 이러한 시장주의적 개혁은 신자유주의 이념에 기반하는 것으로서, 정부와 명령-통제 메커니즘에 비하여 시장과 경쟁 메커니즘이 사회적 문제의 해결에 보다 도움이 된다는 인식에 기초한다. 이러한 패러다임 아래 정부는, 에너지 공기업의 구조개편과 규제의 완화를 통하여 정부의 몸집과 영향력을 줄이기 위한 개혁을 추구하였다. 또한 2003년에 출범한 현 정부 아래서는, 그간의 정책과정에서 소외되었던 시민사회를 중심으로 에너지정책과정의 폐쇄성과 이에 따른 정책실패의 가능성에 대한 비판이 거세지면서, '참여주의 거버넌스'를 지향하는 개혁이 추진되고 있다. 이러한 거버넌스 레짐의 전환은, 개방적인 상호작용과정은 자기조직성을 가지며 따라서 참여적 정책과정이 사회적 문제의 해결과 갈등의 해소에 보다 효과적으로 기여한다는 인식에 기초한다.

유통기업 리더의 코칭행동이 구성원의 조직시민행동과 이직의도에 미치는 영향: 진정성리더십의 매개효과와 감성지능의 조절효과 (The Effect of Distribution Enterprise Leader's Coaching Behavior on Organizational Citizenship Behavior and Turnover Intention: Mediating Role of Authentic Leadership and Moderating Role of Emotional Intelligence)

  • Purpose - In accordance with the recent changes in the management environment, leaders are required to have an ability of drawing and inducing potential of each worker. Coaching, as one of the strategies of human resources development, is drawing people's attention. This study aims to inquire about the mechanism of leader's coaching behavior which influences the attitude and behavior of workers. Firstly, this study intends to illustrate what kind of influences the leader's coaching behavior can give on organizational citizenship behavior and turnover intention of workers. Secondly, it plans to verify the mediating effect of authentic leadership in the relationship between leader's coaching behavior and organizational citizenship behavior and turnover intention of workers. Thirdly, it aims to prove the moderating effect of emotional intelligence in the relationship among leader's coaching behavior, organizational citizenship behavior and turnover intention of workers. Research design, data and methodology - In order to figure out how the leader's coaching behavior influences attitude of workers, authentic leadership is considered as mediating effect. As for a moderating effect, we have determined emotional intelligence which attracts attention in the recent studies on organizational behavior, so as to investigate the correlation among variables. As for study sample, it was targeted to 236 organizational members of distribution corporations whose leader's coaching behavior is required. For reaching the purpose of study, SPSS 20 was applied for the analysis. Results - The research findings can be summarized as follows: Firstly, leader's coaching behavior gives significant positive influences on organizational citizenship behavior. Moreover, leader's coaching behavior gives negative influences on turnover intention of organizational members. Secondly, the mediating effect of authentic leadership was proved in the relationship between leader's coaching behavior and attitude of workers. Based on the analysis, it turned out that authentic leadership doesn't give a mediating effect in the bilateral relationship. Lastly, the moderating effect of emotional intelligence was proved in terms of how the leader's coaching behavior influences the attitude of workers. The research result shows that the emotional intelligence influences towards the negative direction, in the correlation between coaching behavior and organizational citizenship behavior On the other hand, in the relationship with turnover intention, It was significant effect. Conclusions - Based on the research findings, we have intended to inquired about the mechanism of leader's coaching behavior which influences the attitude and behavior of workers. Furthermore, in the operational level, the following implications can be given: the importance of coaching activation in the operational level was confirmed, through inquiring into the influence of leader's coaching behavior on workers. Moreover, the importance of emotional intelligence, which has been steadily raised, was also confirmed. It is necessary for future study to carry out additional research on various factors of coaching which can influence the effectiveness of coaching, for instance, coaching process, coach's competency, characteristics of coaching customers, relationship with coaching customers and coaching system.

스케일의 정치: 한국 주택 정치에서의 지리적 스케일의 사회적.정치적 구성 (The Politics of Scale: The Social and Political Construction of Geographical Scale in Korean Housing Politics)

  • 본 연구는 한국 주택정치에서의 '지리적 스케일의 사회적 정치적 구성(social and political construction of geographical scale)'을 분석하였다. 최근 미국 및 유럽에서 도시지리학을 포함한 인문지리학 분야에서 관심을 끌고 있는 주제 중 하나는 '지리적 스케일의 사회적 정치적 구성(또는 생산)'이다. 이에 관한 논의의 출발점은 바로 공간적 스케일은 존재론적으로 미리 주어지거나 고정되어 있다기 보다는 사회적으로 구성되며, 정치적인 경쟁의 대상물이 될 수 있다는 인식이다. 'tm케일의 정치(politics of scale)' 또는 '지리적(공간적) 스케일의 사회적 정치적 구성(생산)'에 관한 기존의 연구들은 사회운동(social movement)에서 서로 다른 공간적 스케일이 어떻게 활용되었으며 접목되었는지에 연구의 초점을 두었다. '스케일의 정치' 관련 논문들은 사회운동에서의 스케일의 역할을 '스케일 상승(up-scaling)' 또는 '정치적 행동의 스케일(scales of activism)' 위주로 논의하였다. 반면에 풀뿌리 시민사회운동에서의 스케일의 역할 연구라는 특성으로 인해 '스케일 하강(down-scaling)' 또는 '규제의 스케일(scales of regulation)' 논의는 미약하다. 한편, '스케일의 정치' 논의는 스케일의 이용을 통한 소수정치세력 및 사회소외층의 정치적 사회적 '임파워먼트(empowerment)' 과정에 연구의 초점을 두었다. 하지만, 기존의 '스케일의 정치'와 관련해서 어떻게 스케일이(특히 '스케일 하강'이) 무특권 사회집단을 소외하고 배제시키는지에 사용될 수 있는지, 그리고 공간의 생산 및 재생산을 조절할 수 있는지에 대한 연구는 미비하다. 한국 정부는 주택시장 관리 체제 및 제도 하에서 '스케일 도약(jumping scales)' 구체적으로 '스케일 하강'을 통해 여러 지리적 스케일에서의 주택 공간 생산 및 재생산에 대한 헤게모니를 가지게 되었다. 한국 정부는 주택 개발에 대한 다스케일적(multiscalar) 정책을 사용함과 동시에 중앙 정부, 지방 자치단체, 정부 산하 주택 관련 기관, 그리고 한국 다국적 기업(재벌) 간의 다양한 스케일에서의 제도적 네트워킹을 통해 '스케일 도약' 능력을 점점 더 획득하게 되었다. 전통적으로 지리적 스케일은 분석의 공간 단위 또는 범주로 인식되어 왔다. 하지만, 지리적 스케일은 사회적 내포(social inclusion), 사회적 배제(social exclusion), 정당화(legitimation)의 수단이 될 수 있다. 사회적으로 그리고 정치적으로 연대할 또는 배제할 기관 또는 조직을 선택하는 것 자체가 조직 네트워킹시의 공간적 스케일의 선택과 범위의 결정을 수반하며, 이는 '정치의 스케일 공간성(scale spatiality politics)'과 밀접히 연관되어 있다. 다양한 형태의 '규제의 스케일'을 전개해 온 한국 정부는 정부의 주택 개발 논리의 정당화를 위해 재벌, 고소득층, 중산층을 의사결정 과정에 포함시켰으나, 국지적 스케일에서의 서민 조직들과 사회소외계층을 의사결정 과정으로부터 제외시켰다.
