Hospital Nurse Turnover Rate and Structural Characteristics of Hospital (병원의 간호사이직률과 병원의 구조적 특성)

  • The aim of this study was to find out the relationship between hospital structural factors and nurses' turnover rate. Nurse turnover rate and the hospital's characteristics was using Statistics for Hospital Management Data of Korean Health Industry Development Institute. The data were reported 247 hospitals in 2008 all over the country. The turnover rate among nurses was 32.0% in Korea as of 2008; those factors actually affecting the rate included whether the hospital was managed publicly or privately, the hospital size, region, the average salary for nurses, and the number of nurses per 100 beds. While each hospital had the turnover rate correlated with the total number of beds (r=-.322), the average salary for nurses(r=-.186) and the number of nurses per 100 beds (r=-.390), variables explaining the turnover rate were whether the hospital was managed publicly or privately, the number of beds, and the number of nurses per 100 beds ($R^2=.257$). In conclusion, nurses working in a privately-managed hospital and hospitals which had a smaller number of beds and which had a smaller number of nurses per 100 beds showed a higher turnover rate. Further study is required to elucidate the factors of the nurses' turnover.

Optimal Nursing Workforce and Financial Cost to Provide Comprehensive Nursing Service in the National Health Insurance System (국민건강보험 간호·간병통합서비스의 전면 도입을 위한 간호인력 및 재정비용 추계)

  • This study estimated the optimal nursing workforce and financial costs of providing comprehensive nursing services at hospitals under the national health insurance system. Data on registered nurses, nursing aids, medical institutions, and number of patients were obtained from the Health Insurance Review and Assessment Service. The optimal size of the nursing workforce was calculated using the workload model. A bottom-up approach was used to estimate the annual total financial cost of comprehensive nursing services. The number of registered nurses and nursing aids would need to be increased by 81.75% and 83.23%, respectively, in order to fully apply comprehensive nursing care on a national scale. The additional financial costs for comprehensive nursing services at all hospitals was estimated to be as much as 110.39% of the current cost. For the comprehensive nursing service, nurses with a career and newcomers need to be retained at their hospitals, and the validity of the nurse-patient ratio should be continuously checked. The financial shock to the national health insurance system could be minimized by gradually extending the system to all hospitals.

  • Purpose - Previous studies related to emotional labor of salespeople have mainly focused on identifying the antecedents of emotional exhaustion and turnover intention and exploring the mitigating effects salespeople's motivation on emotional exhaustion and turnover intention. They also demonstrates that there are different roles for moderating in social support, which means mental/physical support related to the job in supervisors, colleagues and organizations. The purpose of this paper is to investigate how service employees' surface acting affect turnover intention through emotional exhaustion. Another important objective of this paper is to investigate whether perceived social support moderates 1) the relationship between surface acting and emotional exhaustion 2) the relationship between emotional exhaustion and turnover intention. Research design, data, and methodology - To test the hypotheses, we collected the data from Korean insurance company sales employees. A total of 235 responses were received, from which 220 usable responses were obtained after list-wise deletion. Results - The service employees' surface acting was positively related to the emotional exhaustion; in turn, the service employees' feelings on emotional exhaustion are positively related to turnover intention. In addition, Perceived Social Support significantly moderated the relationship between surface acting and emotional exhaustion. However, perceived social support has a non-significant moderating effect on the path from emotional exhaustion to turnover intention. On the basis of these results, the following conclusion can be drawn. First, distribution service companies will be needed the administrative efforts to offer counseling programs and space to provide their members with enough rest in experiencing psychological pain due to the salespeople's surface acting. Also, it is necessary for distribution service companies to identify and share the examples of successfully solving emotional exhaustion caused by salespeople's surface acting.

A Study on the Effects of Job Experiences of College Graduate Youths on Employment Period in Their First Job (전문대졸 청년층의 재학 중 직무경험이 첫 일자리 근속기간에 미치는 영향)

  • The purpose of this study is to investigate the effect of job experience while attending college on the turnover risk in the first job following graduation. Data was obtained from the 2015 Graduates Occupational Mobility Survey (GOMS). Subjects included college graduates under 30 years of age, who graduated from high school and entered college in the same year. The results of this study are as follows: First, students who had job experience while attending school were relatively low in economic characteristics, but showed active employment preparation behavior. Second, there was a significant difference in the characteristics of entry into the labor market according to whether they had job experience while attending school. It was found that the securing their first job of graduates with job experience was shorter, and the period of tenure was longer, but their wage was smaller than non-experienced graduates. Third, the Cox regression analysis confirmed what factors affected their employment period, and that job experience, experience frequency, and experience period while attending school had a positive effect on lowering turnover risk. Therefore, this study found that job experience during schooling years makes the employment period of the job longer after graduation, which is consistent with those who had previous job experience. However, the greater amount of job experience during the period of study positively affects job retention.

  • Purpose - Most studies related to emotional labor have been conducted in the low-contact service industry rather than the high-contact service industry. Since the subjects of this study were golf service assistants, working in an industry in which the interaction and contact between customers and employees are considerable and the degree of customization is high, this study is significant. Thus, we would like to focus on the relationship between the humor style of golf service assistants and emotional labor. Humor style was divided into two styles-adaptive humor and maladaptive humor. Emotional labor was divided into two dimensions-surface acting and deep acting. In addition, we identify the relationship between emotional labor, job satisfaction, and turnover intention. Research design, data, & methodology - This study focuses on the humor styles in the golf service industry, among golf service assistants, on their emotion labor, and verifies the relationship between emotion labor and work satisfaction or job turnover intention. Based on the outcome, a total of four hypotheses were set up. To verify the hypotheses, surveys were conducted on the golf service assistants working in two golf fields in the region of Busan as well as its neighboring area. A total of 250 copies of the questionnaire were distributed. Subsequently, a total of 227 valid questionnaire copies, after excluding improper responses, were used in the analysis. After verifying the reliability and feasibility of variances, Amos 18.0 was used to implement the structure method so as to verify the study hypotheses. As a result of this analysis, the suitability of the entire model was considerably appropriate to the standard value, and the level is adequate to accommodate the study model completely. Results - First, it was found that the adaptive humor of golf service assistants had a positive effect on deep acting and maladaptive humor had a positive effect on surface acting. Second, It was found that employees' satisfaction with their job was reduced through surface acting, and those employees who experienced positive emotional labor in the form of deep acting were more satisfied with their job. Third, surface acting among employees increased turnover intention, but deep acting reduced it. Finally, the relationship between job satisfaction and the turnover intention of golf service assistants in the golf service industry was examined. Conclusions - First, the adaptive humor of the golf assistants in the golf service industry had a positive effect on their expression behavior. Second, deep acting increased their job satisfaction while their surface acting had a noticeably negative effect on their job satisfaction. Third, the surface acting of the emotion labor dimensions that the golf service assistants experience increases their turnover intention while their deep acting decreases their turnover intention. Finally, when analyzing the relationship between job satisfaction and turnover intention of the golf service assistants, it was found that the turnover intention decreased when their job satisfaction is increased.

The Experiences of Novice Teachers in Daycare Centers and the Grounded Theory of their Adjustment Process (초임 보육교사의 경험과 조직 적응과정에 대한 근거이론)

  • The purpose of this study was to obtain basic information for novice teachers' adjustment. The data from five novice teachers were collected by in-depth interviews of each subject, as well as reviewing a memo diary, journal and class diary. The results indicated that the novice teachers' experiences were categorized into difficulties in social relationships, heavy workload, stress related to making mistakes, obtaining support and assistance, adequate understanding of their field of work and so on. The model theory for their process of adjustment was found by grounded theory approach. The causal conditions include mistakes in performance of work and immaturity of managing social relationships. The contexts include age of the children, work conditions(i.e. time and space), amount of workload, unfamiliarity of new work assignments, personalities of colleagues, and high frequency of meeting parents of children. The intervening conditions are composed of a guidance program for novice teachers, support from colleagues, work rewards, and the personalities of novice teachers. The novice teacher use three strategies: trying to ignore, sharing difficulties and accessing support from friends or family, as well as willful efforts to transfer negative emotions into positive ones. The consequences of the strategies include: successful career progression, survival, and desire for leaving the field of work.

  • The Employment instability of current employees should be related to uncertainty of switching job for experienced ones. Therefore, the researcher would like to look into the influence which is taken by Job Insecurity after verifying Job Instability Recognition through employees and identification of the level into Trust in organization, In particular, for the employee who is working in a catering department and expected to be ranked highly among tourist companies concerning Job Instability Recognition. According to the result of a tentative theory that Job Insecurity will effect negatively to Trust, conversely, it does not give any considerable effects both Trust in colleague and company. It just turned out that the risky factor of their dismissal could come to a substantial consequence to Trust in Superior. In this regard, a study shows that there isn't any relation to Trust in colleague even though there Is the cause of being fired. In this sense, employees can assume that a work evaluation or relationship with their superior, who work together in the field, is related to the risky factor regarding their dismissal. In other words, it turned out that there was no difference between regular employee and non-regular employee in the matter of Job-Instability-Recognition.

A Study on the Turnover Intention of Salespeople in Insurance Distribution Channels (보험유통채널에서 영업사원의 이직의도에 관한 연구)

  • Purpose - In the insurance distribution channel, the salespeople plays a role of representing the company, and recognizes the needs of the customers and plays a role in responding to them. Therefore, their turnover can have a great influence on the company performance. The purpose of this study is to investigate the structural relationship between salespeople's personal - environmental fit and organizational commitment and turnover intention. Research design, data, and methodology - Data collection was conducted a self-filling questionnaire for salespeople for about one month from July 24, 2017 to August 30, 2017. The subjects of the questionnaire were the insurance salespeople who work in the sales line such as K life, S fire. A total of 450 copies were distributed and 432 copies of the questionnaire were used for final analysis. The analysis program used SPSS 22.0 and AMOS 22.0 programs. Analysis method was Frequency Analysis, Reliability & Confirmatory Factor Analysis, Correlation Analysis and Structural Equation Model(SEM). Results - As a result of Hypothesis 1, Person-Supervisor Fit had significant influence only on Continuance Commitment. Person-Job Fit did not have a significant effect on Organizational Commitment. Person-Coworker Fit had a significant effect on Continuance Commitment and Affective Commitment. Person-Organization Fit had a significant impact on Affective Commitment. Therefore, only , , , , were adopted. As a result of Hypothesis 2, Continuance Commitment had a significant effect on turnover intention. Therefore, only was adopted. Conclusions - This study suggests that it is necessary to manage the human resources in the sales field through studies related to salespeople's extension of the research scope and salespeople's turnover intention. Based on the results of this study, the conclusion suggests some implications for the efficient human resources management of insurance companies in sales channels. It is expected that it will be helpful for the salespeople to find out what kind of Person-Environment Fit affects the organizational commitment and how to manage the organizational commitment among the three dimensions of organizational commitment to reduce turnover intention.

Relationship Between Job stress and Job Satisfaction Among Nurses in General Hospitals (종합병원 간호사들의 직무스트레스와 직무만족도와의 관련성)

  • The present study was intended to measure the relationship between job stress and job satisfaction among nurses working for a general hospitals. The self-administered questionnaires were given to 312 nurses during the period from February 25 to March 16, 2013. As a results, the level of job satisfaction of subjects was significantly lower in high group than low group in job demand, but it was significantly lower in low group than high group in job control, supervisor support and coworker support. In correlations, job satisfaction were found to be in a negative correlation with job demand, whereas in positive correlation with job control, supervisor and coworker support. In logistic analysis, the odds ratio of job satisfaction on job demand were significantly increased in the high group than in low group, but job control supervisor and coworker support were significantly decreased in the high group than in low group. In hierarchial multiple regression analysis, the affecting factors to the job satisfaction was selected variables such as educational background, work station, subject satisfaction of work, career choice motives, turnover experience, job stress contents(job demand, job control, supervisor support and coworker support). especially, job stress contents was significantly increased of explanatory power of job satisfaction. It suggested that the level of job satisfaction got more power by addition of job stress contents.

A Comparison of the Social Perception of Hairdressers (헤어미용사에 대한 사회적 인식 비교)

  • The purpose of this study is to compare the perceptions of hairdressers, hairdressers-to-be, and ordinary people on hairdressers. For this, 286 hairdressers, hairdressers-to-be, and ordinary people residing in Daegu and Gyeongbuk were surveyed and analyzed. The study results are as follows: First, the job preferred by hairdressers is running their own salon. Most of those involved in the beauty industry considered that anyone who has an aesthetic sense can become a hairdresser, the average education level is college, and 5-10 years of experience would be adequate. On the other hand, the majority of the ordinary people thought different. Second, most of the hairdressers thought that professional theoretical knowledge and skills are required for hairdressers and that they have the role of leading beauty. On the other hand, the majority of the hairdressers-to-be and ordinary people considered that what it takes to become hairdressers are design sense and creativity and that they should take the responsibility of cleanliness and service. Meanwhile, all the research subjects shared common ideas that the competence required for hairdressers is skills and female hairdressers are preferred. Third, the most common cause for hairdressers to move from a workplace to another was wage-related issues, and the most answered entry-level salary was between KRW 1 million and 1.5 million and average working hours a day 9-10 hours. Fourth, the research subject groups showed significant differences in their perception of the occupation of hairdresser. The results suggest that although the social perception of hairdressers is improving, ordinary people still need to change their perception.
