임상간호사의 간호일터영성, 감사성향, 희망이 간호업무성과에 미치는 영향 (Effect of Nursing Workplace Spirituality, Grateful Disposition, Hope on Nursing Performance among General Hospital Nurses)

  • 본 연구는 임상간호사의 간호일터영성, 감사성향, 희망 및 간호업무성과에 대하여 조사하고 관련요인을 파악하기 위한 서술적 조사연구이다. 연구대상자는 K시, P시 및 S시의 종합병원에 근무하는 간호사로 총 323명이며, 구조화된 설문지를 이용하여 2022년 7월부터 2022년 8월까지 자료를 수집하였다. 수집된 자료는 SPSS/WIN 25.0 프로그램을 이용해 서술통계, t-test, ANOVA, Pearson correlation, Hierarchical regression analysis로 분석하였다. 연구결과는 간호업무성과는 4점 만점에 평균이 3.01점, 간호일터영성은 7점 만점에 4.48점, 감사성향은 7점 만점에 4.23점, 희망은 4점 만점에 2.77점으로 나타났다. 간호업무성과는 간호일터영성(r=.58, p<.001), 감사성향(r=.41, p<.001), 희망(r=.47, p<.001)과 유의한 정적 상관관계가 보였다. 간호업무성과에 감사성향(β=.417 p<.001), 희망(β=.357 p<.001), 간호일터영성(β=.235 p<.001)은 유의한 영향을 주었으며, 설명력은 30.1%이었다. 따라서 간호업무성과 향상을 위해서 간호사의 간호일터영성, 감사성향, 희망을 높일 수 있는 다양한 교육프로그램과 인력관리 제도가 요구된다.

병원간호사의 간호일터영성, 회복탄력성이 전문직 삶의 질에 미치는 영향 (The Influence of Nursing Workplace Spirituality and Resilience of Hospital Nurses on Professional Quality of Life)

  • 본 연구의 목적은 병원간호사의 간호일터영성, 회복탄력성이 전문직 삶의 질에 미치는 영향에 대한 연구이다. 연구 대상은 일 광역시 300병상 이상의 2개 종합병원에서 근무하는 간호사 200명을 대상으로 하였다. 자료수집은 2019년 3월 4일부터 3월 29일까지 진행되었고, 최종 197부를 분석에 사용하였다. 자료 분석은 SPSS/WIN 21.0을 이용하여 기술통계, t-test, One-way ANOVA, Pearson's correlation coefficients, Stepwise multiple regression을 실시하였다. 본 연구결과 간호일터영성의 평균 점수는 4.54, 회복탄력성은 3.34, 전문직 삶의 질의 하위영역인 공감만족은 3.20, 이차 외상성 스트레스는 2.66, 소진은 2.79점으로 나타났다. 연구결과 공감만족에 영향을 미치는 요인으로는 간호일터영성, 회복탄력성으로 나타났으며 설명력은 47%이었다. 이차 외상성 스트레스에 영향을 미치는 요인은 회복탄력성이었으며, 설명력은 13%이었다. 소진에 영향을 미치는 요인은 회복탄력성, 간호일터영성, 직업만족도였고 설명력은 51%이었다. 결론적으로 간호사의 이차 외상성 스트레스와 소진을 완화하고 전문직 삶의 질 향상을 위하여 병원간호사의 회복탄력성 증진이 필요하다.

간호사의 희망, 감사성향, 일터영성이 조직시민행동에 미치는 영향 (Effects of Hope, Grateful Disposition, Workplace Spirituality on Organizational Citizenship Behavior among Nurses)

  • 본 연구는 간호사의 희망과 감사성향, 일터영성이 조직시민행동정도를 파악하고, 조직시민행동에 미치는 영향요인을 분석하여 바람직한 간호조직문화를 형성 및 증진시켜 간호조직의 효율적이고 경쟁력 있는 인적자원관리방안을 제시하고, 중재방안을 마련하는데 기초자료를 제공하고자 시도되었다. 서울 및 경기도 소재 종합병원 이상의 4개 병원에서 근무하는 간호사 147명을 대상으로 설문조사하였고, 수집된 자료는 SPSS 18.0 프로그램을 이용하여 t-test와 ANOVA, Person's correlation coefficients, multiple stepwise regression으로 분석하였다. 연구결과 간호사의 희망(${\gamma}=.22{\sim}.36$, p<.001), 감사성향(${\gamma}=.38$, p<.001), 일터영성(${\gamma}=.38{\sim}.54$, p<.001), 조직시민행동 간에는 정적 상관관계를 보였다. 또한, 일터영성(${\beta}=.54$, p<.001), 이직희망(${\beta}=.12$, p<.001), 희망(${\beta}=.09$, p<.001), 감사성향(${\beta}=.08$, p<.001)은 조직시민행동에 유의한 영향을 주었으며, 설명력은 41.6%이었다. 본 연구는 간호조직에서 아직 초기단계의 연구가 진행되고 있는 일터영성에 대한 기초이론을 체계화하였고, 간호사의 조직시민행동을 유발시키기 위해 간호사의 희망, 감사성향, 일터영성을 높일 수 있는 다양한 교육 프로그램과 지원 제도가 요구된다.

간호일터영성척도의 확인적 요인분석 (Development of Nursing Workplace Spirituality Instrument: Confirmatory Factor Analysis)

  • Purpose: The purpose of this study was to develop a nursing workplace spirituality instrument. Methods: Using 44 preliminary items which were developed in a former study, a survey was done with 469 nurses working in 2 city general hospitals. Data were collected from September 19 to October 10, 2014 and were analyzed using statistical packages SPSS 18.0 and AMOS 18.0. Results: The finalized Nursing Workplace Spirituality instrument consisted of 32 items and 6 sub factors: meaning of nursing, relationship with colleagues, transcendency through nursing service, inner self, interaction between the workplace environments, and harmony between individual and organization. A seven-point Likert scale was employed, and achieving a higher score in a particular factor and sum of all scores indicated high factor and Nursing Workplace Spirituality. Conclusion: Findings indicate that with this instrument, it is possible to understand nursing organization's workplace spirituality. Therefore this instrument is recommended for use in hospitals.

임상간호사의 간호일터영성, 직무배태성, 간호근무환경이 조직몰입에 미치는 영향 (Exploring the Effect of Nursing Workplace Spirituality, Job Embeddedness, and Nursing Work Environment on Clinical Nurses' Organizational Commitment)

  • Purpose: The purpose of this study was to investigate the effects of nursing workplace spirituality, job embeddedness, and the nursing work environment on the organizational commitment of clinical nurses. The findings of the study will serveasafoundational resource for designinginterventions to improvenurses' organizational commitment. Methods: The samples of this study comprised 170 nurses working at general hospitals in B City. Data were analyzed through the SPSS 25.0 program using ANOVA, t-test, Scheffé test, Pearson's correlation coefficient, and multiple regression. Results: The primaryfactors impactingparticipants' organizational commitment were nursing workplace spirituality (β=.388, p<.001), nursing work environment (β=.232, p=.001), position (β=.145, p=.009),and pay satisfaction (β=.143, p=.012). These factors had an explanatory power of 51.4% with regard to organizational commitment. Conclusion: To improve nurses' organizational commitment, it is necessary to implementand developintervention programs aimed atincreasingtheir sense of workplace spirituality. Moreover, organizational management and policy initiatives are needed to foster apositivenursing work environment and pay satisfaction.

간호일터영성이 병원간호사의 직무만족, 소진 및 이직의도에 미치는 영향 (Effects of Nursing Workplace Spirituality on Job Satisfaction, Burnout and Turnover Intention among General Hospital Nurses)

  • Purpose: Nursing workplace spirituality (NWS) has received attention as a new and meaningful subject for nursing to consider, but little is known about the relation of NWS to nursing. The purpose of this study was to identify the effect of NWS on job satisfaction, burnout and turnover intention. Methods: Participants were 145 clinical nurses, who had worked for over 6 months in one of four general hospitals in B city. Data were collected using self-reported questionnaires and analyzed using descriptive statistics, independent t-test, ANOVA, Pearson coefficient and hierarchical multiple regression. Results: In the second hierarchy controlling general characteristics, significant predictors of job satisfaction were burnout and NWS, which explained 45.0% of the variance. NWS had more influence on job satisfaction than burn out, and the model was suitable. NWS showed no statistically significant effect on burnout and turnover intention, when general characteristics and job related factors were controlled. Conclusion: Findings indicate that nursing workplace spirituality has a positive influence on job satisfaction, but no direct influence on burnout or turnover intention, which may indicate an indirect influence. Nurse managers need to develop the NWS enhancement program and provide them to nurse to improve job satisfaction.

간호사의 일터영성과 조직시민행동이 간호업무성과에 미치는 영향 (Effects of Workplace Spirituality and Organizational Citizenship Behavior on Nursing Performance)

  • Purpose: The purpose of this study was to examine the effects of workplace spirituality and organizational citizenship behavior on nurses' performance of nursing. Methods: This study was done over a 6 month period, with 395 nurses participants from 5 different general hospitals with 400 beds in 4 regions of Korea. Data were gathered using self-reported questionnaires from July 23 to August 21, 2015. Data were analyzed using descriptive statistics, independent t-test, one way ANOVA, Pearson correlation coefficients, and multiple regression analyses with IBM SPSS 21.0 program. Results: Nursing performance showed positive correlations with workplace spirituality and organizational citizenship behavior. The significant predictors of the nursing performance by nurses were a master's degree or higher (${\beta}=.26$), civic virtue (${\beta}=.19$), courtesy (${\beta}=.12$), 40 years of age or older (${\beta}=.09$), a sense of empathy (${\beta}=.07$), and a bachelor's degree in nursing (${\beta}=.06$). These variables explained 39.2% of the variance in nursing performance by nurses. Conclusion: Based on the outcomes of this study, there is a need to develop intervention programs that can inspire nurse to show spontaneous organizational citizenship behavior, and enhance their workplace spirituality. Related variables including academic credentials should also be taken into account.

직장에 복귀한 암 생존자의 직장 생활의 질에 영향을 미치는 요인 (Factors Influencing Quality of Working Life of Cancer Survivors after Return to the Workplace)

  • Purpose: The purpose of this study was to identify factors influencing the quality of working life of cancer survivors (QWL-CS) after return to the workplace. Methods: Data were collected from 154 cancer survivors from May 16 to June 23, 2018. Participants were selected as candidates from two different hospitals in the metropolitan area and snowball sampling was used in parallel. The data were analyzed by SPSS 21.0 using descriptive statistics, t-test, ANOVA, Pearson's correlation coefficient, and stepwise multiple linear regression. Results: Mean score of QWL-CS was $4.39{\pm}0.59$. QWL-CS was negatively correlated with fatigue, and job stress: however, it was positively correlated with workplace spirituality. The factor that had the greatest influence on the QWL-CS was job stress (${\beta}=-.36$, p<.001), followed by fatigue (${\beta}=-.35$, p<.001), workplace spirituality (${\beta}=.35$, p<.001), number of currently cancer treatment (${\beta}=-.15$, p=.009), and number of children (${\beta}=.12$, p=.031). The explanatory power of models was 54%. Conclusion: Effective and practical intervention programs for increasing the quality of working life are required to be provided to cancer survivors after return to the workplace in accordance with job stress, fatigue, workplace spirituality, and general characteristics of cancer survivors such as number of currently cancer treatments and number of children.
