Relationship between Job Satisfaction and Organizational Commitment According to Employment Types : Focusing on the Moderating Effect of Employment Types (고용형태별 직무만족과 조직몰입의 관계 : 고용형태의 조절효과를 중심으로)

  • The purpose of this paper is to examine the relationship between job satisfaction and organizational commitment according to employment types. As a result of this study, firstly, while there is a significant difference in the job itself satisfaction between regular and contingent workers, there is no significant difference in the organizational commitment between regular and contingent workers. Concretely, a job itself satisfaction degree is higher in contingent workers rather than in regular ones, and the level of organizational commitment is no difference between regular and contingent workers. Secondly, there is no moderating effect according to employment types in job satisfaction influencing on organizational commitment. In addition, there is a partially difference in the job satisfaction factor having influence on regular and contingent workers' organizational commitment. That is, it is confirmed that the satisfaction of job itself in regular workers has influence on organizational commitment positively, and the satisfaction of job itself, promotion, and supervisor in contingent workers has influence on organizational commitment positively.

Comparison between Regular Workers and Contingent Workers of Organizational Commitment and Job Satisfaction in Hotel Industry (호텔기업의 정규직과 비정규직 직원의 조직몰입과 직무만족의 차이 분석)

  • This study aimed at the employment types of the hotel employee into regular workers and contingent workers, and examine the difference between the two on their job involvements and satisfaction. The results are summarized as follows: First, the job involvement of the regular workers is significantly higher than of contingent workers in terms of organized issue in work place. Second, the job satisfaction is compared with two group, regular workers have positive effects on the education and training opportunities than contingent workers. Third, organizational commitment have a good influence on contingent workers than contingent workers according to the job satisfaction. Therefore, the executives in hotel industry make better employment environment with long-range policy and appropriate compensation on their abilities without any distinction of the employment types in hotel industry.

Restricted Use of Contingent Workers and the Factors of Shift from Contingent to Standard Workers in Brazil (브라질 비정규노동의 제한적 활용과 정규직화 요인)

  • This study pays attention to the restricted use and the possibility of standard position of contingent workers in Brazil. The labor market of Brazil has been developed by formal and informal labor sector, and informal sector includes various precarious workers as well as contingent workers. According to Brazilian Statistics Department, not contingent workers but informal labor focused in this paper have been slowly decreased since year 2000. In this context, this study investigated on the reasons of decreasing contingent employment in Brazil. The results demonstrate that decreased informal employment and instead increased standard workers could not be interpreted by recent the Braizil's economic boom. Along with literature review, the author conducted the case study regarding employment of contingent workers at six large foreign companies in Sao Paulo. The results of this show that the use of contingent employment was prohibited in regular daily works by the labor law and thus firms employed contingent workers in only temporary positions. Further, firms often promise standard positions for contingent workers when temporary employment contract was terminated since there is little or no exist of the differences of wage between standard and contingent worker in terms of 'same work same wage' and 'minimum wage'. In here, labor unions play a key role in employment change from contingent position to standard job. Consequently, decreasing of contingent workers and stepping stone to regular jobs seems to be triggered by both legal regulation on contingent employment and strong unions. This institutional perspective may extend the theoretical view on the use of contingent workers, and the author discuss that Brazil's case could provide practical implications to Korean labor policy.

Wage Differentials by Types of Employment Arrangements (정규근로와 비정규근로의 임금격차)

  • The recent economic crisis started at the end of 1997 has brought about changes in labor market practices. One of them is rapid increase in the ratio of workers with alternative employment arrangement, so-called contingent workers. This type of arrangement, unlike traditional employment arrangement, makes employers properly adjust employment to business cycles and it also makes it possible for employees to solve time and spatial constraints related to labor supply. However, recent experience has revealed its negative characteristics such as lower wage rate, deficient fringe benefits, insufficient job security. Using the data from the first and the second wave of the Korea Labor and Income Panel Survey, this study focuses on change in the tendency of being contingent workers and decomposition of the wage differentials among regular and contingent workers by estimating the switching regression model. Results show that the recent crisis significantly contributed to probabilities of being contingent workers, especially for women, the young, the older, and the lowly educated. Decomposition shows that one quarter or one third of 35% of wage differentials are due to the price effect that the same productive characteristics are differently paid by the types of employment arrangements.

Study on the Factors Working Environment and Health Effects of Contingent Workers Youth (비정규직 청년의 근무환경과 건강영향의 요인에 관한 연구)

  • Objectives: While the proportion of the non-regular workers youth increases in labor market, the differential conditions of temporary employee are increased. Methods: Research objects were 4,322 youth (from 15 to 29) among members of workers who responded to 2014 PSWCI panel report. Statistical analyses were performed using the SAS version 9.4 (SAS Institute Inc., Cary, NC, USA). Data were analyzed using frequency test, t-test, ANOVA and multiple regression. Results: According to results of analysis, youth had differences in youth temporary workers, working conditions, classification of occupation, working period, and health conditions based on work-time conditions. Conclusions: Youth workers, policies on working hours will need to take steps toward reducing working hours and improve a health promoting hierarchy for work environment.

Characteristics of Work Impact on Contingent Worker's Happiness (비정규직 임금노동자의 행복에 영향을 미치는 일의 특성 연구)

  • The purpose of this study is to explore which factor influences on the happiness of full-time contingent worker at workplace. The study used the data of 12th Korean Education Employment Panel(KEEP), and occupied hierarchical multiple regression analysis to examine which factor affected their happiness in particular focused on job satisfaction and work characteristics of them. The results of the study showed firstly, work satisfaction and communication in workplace impacted on employees' happiness. Secondly non-regular worker's own education and skill affected on happiness, and also clearly communication and work satisfaction impact on their happiness as well as regular workers. Finally the research recommended that organization should analyze job related knowledge and skill their contingent employees hold before allocating them and help their happiness in order to organization's productivity and value creation.

An Empirical Study on Solidarity of Korean Unionists and Its Determinants : Focusing on Economic Interests, Worker Identification and Empathy (정규직 노동자의 연대의식과 결정요인에 관한 실증적 연구: 경제적 이해관계, 동일시, 공감을 중심으로)

  • This study is aimed at empirically examining the Korean unionists' solidarity using the survey of 476 full-time workers employed at the unionized workplace. It also questions the determinants affecting the unionist' willingness to be united with the contingent workers. The Korean unionism has faced the biggest challenge, that is, the crisis-in-worker solidarity. Although prior literature has noted the crisis in Korean unionism, it lacks a solid investigation of individual workers' perception of solidarity which may play a key role in building up worker-solidarity in the union movement. This study first examines the three sources of solidarity allowing for the historical and theoretical approach to the modern solidarity; economic interests, worker-identification and empathy, which provide an emprical framework for this study. The empirical evidences shows dynamic aspects as of how the full-timers perceive solidarity with the non-regular workers in the three terms of solidarity. First, full-time unionists share rare willingness to be united with contingent workers in terms of economic solidarity. In addition, the KCTU (Korean Confederation of Trade Unions) with social reformative orientation has little influence on increasing their member's orientation towards solidarity. Second, it is found that full-time unionists have more willingness to identify themselves with the non-regular workers as a member of the labor class. The KTCU is also positively associated with their member's will of identification with contingent workers. Third, the unionists, however, show little empathy toward non-regular workers, which is contrast to the willingness to worker identification. No causality is also found between the KTCU and their members' empathy for the others.

Effects of Korea's R&D Activities on Expansion of Contingent Job (우리나라의 연구개발활동이 비정규직 확산에 미치는 영향)

  • This paper explains the one of the most problematic factor in the society that leads to social inequality - increase in non-regular work. Theoretically, this expansion of non-regular work can be explained by technologies that are designed to save the labor force, especially since corporations in Korea have strategies to replace the regular workers with temporary workers, to save money. OECD also noted that Korea's income inequality is pretty high in ranking when compared with the rest of the OECD members, and says that globalization and technological innovation are the factors of this problem. To refine the argument, this study also looks at relationship between development made in sciences - which can be stated as a proxy variable to look at the advances made in technology - and expansion of temporary work force by using VAR methodology. Based on the results of this analysis in the future temporary/regular workers ratio started with decline, then turn to rise. These temporary/regular workers ratio sustained growth prediction shows that the expansion of the temporary expansion contributes to instability and social inequality in the labor market and technological change are interrelated.

A Study of Effecting Factors on Job Satisfaction of the Elderly Care Social Workers (노인 돌봄 서비스관리자의 직무만족에 영향을 미치는 요인연구)

  • This study is to examine the job satisfaction of the social workers who manage the elderly care service in country, in order to find political alternatives and practical strategies for improving job satisfaction. The Factors to effect on job satisfaction are categorized as three groups ; personal factors, working environment factors and service related factors. The survey was conducted by 231 social workers who participated in a national seminar among 244 elderly care facilities in country, and 220 effective data were collected. Which factors effected on the job satisfaction of social workers and how much effected on it by them were mainly analyzed. The mean of job satisfaction status was 3.01, which was slightly higher than average(2.5). Men had higher job satisfaction than women. The unmarried than the married, permanent workers than contract workers, and workers who didn't execute other jobs had higher job satisfaction also. And The main factors which effected on job satisfaction were sex among personal factors, the manager willingness and not executing other jobs among working environment factors, and service attitude among service related factors. Particularly, the manager willingness was shown to effect on job satisfaction the most, and then service attitude, not executing other jobs and sex effected on it in order. The result showed that the elderly care facilities which had stronger manager willingness and better service attitude provided higher job satisfaction, and men who didn't execute other jobs than women had higher job satisfaction. The job satisfactions of payment and benefits, employment stability, appropriateness of working amount and working time, working environment and welfare conditions were lower than average. Therefore, the strategies to improve the lower job conditions are promptly required. Above all, the low payment strategy that has not been increased at all for 3 years has to be changed. In addition, it is important for the social workers not to execute other jobs as much as possible in order to reduce working amount and working time appropriately. In conclusion, it is required to try to improve the job satisfaction of the social workers who are the core of human service continually, which will make the elderly care service successful and effectiveness improved.

Late development, introduction and development of in-house subcontract in large factory in metal industry - in case of Pohang steel company in the steel industry - (후발 산업화와 금속부문 대공장내 사내하청 노동의 도입과 전개 - 철강업종의 포항제철 사례를 중심으로 -)

  • This article examines that how in-house subcontract has been introduced and developed in metal industry in 1970s, focusing typical workplaces in steel industry. That was essential for the capital to insure control mechanism for large number of laborer because of mobilizing a large scale of capital in industrialization of heavy metal industry. In case of Pohang steel industry, this necessity was fulfilled by introduction and imitation of Japanese personnel management by being included of Japanese economic hinterland. This was embodied in both constructing internal labor market for regular workers and introducing in-house subcontracting system for contingent workers at workplaces. This was exceptional comparing in-house subcontracting system in Korean steel industry with in-house subcontracting system in advanced economies, because of disappearing in-house subcontracting system by making internal labor market. And this was closely linked by late development of Korea. Implications of Pohang steel company's case are as follows : first, late development effect in formation of employment system, second, in linking informality of Korean employment system. This implications mean that in-house subcontracting in steel industry is structured as mechanism for personnel management in large factory being influenced by industrialization of heavy industry. In this point, improvements which include wide economic solution beyond labor solution for present problem of in-house subcontracting system is desirable.
