Method: The subjects were 352 nurses who have been working in seven university hospitals. The data were collected by structured questionnaire from Feb. 12 to Mar. 5 of 2006. The data were analyzed by SPSS Win version 12.0, including descriptive statistics, t-test, ANOVA, Pearson correlation coefficient, and Stepwise multiple regression. Results: The mean score of OCB was 3.53, distributive justice was 2.74, procedural justice was 2.73, and organizational commitment was 3.28. The OCB had statistically significant differences according to age(F=8.39, p<.000), tenure duration(F=6.53, p<.000), position(F=7.65, p<.000), marital status(t=5.82, p<.000), and religion(t=3.78, p<.000). The OCB was positively correlated with distributive justice(r=.147, p=.006), procedural justice(r=.180, p=.001), and transactional commitment(r=.115, p=.032). The procedural justice(10.6%) and transactional commitment(14.3%) explained 24.9% of the variance for OCB. Conclusion: The findings showed that organizational justice and commitment were important factors for enhancing OCB in nursing organization. Therefore, the nurse manager must establish the strategies to improve the organizational justice and commitment perception of the nurses in order to promote the OCB.

The independent variables contain three groups of determinants: organizational characteristics variables(job autonomy, work unit control, role variety, role ambiguity, role conflict, workload, resource inadequacy, coworker support, supervisor support, distributive justice, promotional chances, job security, and job hazard), environmental variables(job opportunity, spouse support, and parent support), and psychological variables (met expectation, work involvement, positive affectivity, and negative affectivity). The sample used in this study consisted of 445 medical insurance review nurses from 89 hospitals nationwide. Data were collected with self-administered questionnaires and analyzed using multiple regression analysis. The results of the study are as follows : 1) the following variables, listed in order of size, have significant effects on job satisfaction : role ambiguity(-), distributive justice(+), work involvement(+), role variety(+), met expectation(+), negative affectivity(-), job autonomy(+), and positive affectivity(+). 2) the following variables, listed in order of size, have significant effects on organizational commitment: met expectation(+), work involvement(.+), distributive justice(+), job security(+), role variety(+), positive affectivity(+), negative affectivity(-), resource inadequacy(+), and tenure(-). 3) the variance of job satisfaction and organizational commitment explained by the variables used in the study are 30.0% and 39.1% respectively. 4) In comparison to the results of other studies on the determinants of job satisfaction and organizational commitment of clinical nursing staff working at hospitals, the results of this study indicate that three variables of distributive justice, work involvement, and role variety are especially important for improving the level of job satisfaction and organizational commitment of medical insurance review nurses.

  • This study aims to investigate hypotheses for the effects of CEO's self-sacrificial leadership behaviors and employee's organizational committment of 50 Korea venture firms registered in Korea Venture Business Associations. To understand the importance of followers' characteristics in recent leadership studies on venture CEOs, it is proposed that self-sacrificial leadership behaviors will positively effect on organizational commitment. And it is also proposed that the follower's need for achievement(N-Arch) moderates in the relationship of self-sacrificial leadership behaviors and organizational commitment. After descriptive survey, research model setup, and field survey, this empirical study investigated the above mentioned hypotheses thru SPSS for Windows 12.0. It involved linear regression analysis to reveal the significant main effect of the self-sacrificial leadership behaviors. It also revealed moderating regression analysis to reveal the significant moderating effects of need for achievement between the independent variables(self-sacrificial leadership behaviors) and dependent variable(the organizational commitment). Results revealed that CEO's self-sacrificial leadership behaviors positively affected to its employee's organizational commitment under change-oriented and innovative new technology drive, self-developing environments of venture business in Korea. However, positive moderating effect of N-Arch was not supported between leader's self-sacrificial leadership behaviors and follower's organizational commitment in Korea venture firms.

  • Purpose: The purpose of this study was to construct a structural equation model of organizational commitment in hospital nurses based on a job demands-resources model and to confirm the moderating effect(s) according to the nurses' generation. Methods: The model was constructed of the exogenous variables of social support, emotional intelligence, emotional labor, and job conflict and the endogenous variables of burnout, job engagement, and organizational commitment. The participants were 560 hospital nurses working in 3 general hospitals. Data were collected from August 1 to September 30, 2021, and analyzed using SPSS Window 23.0 and IBM AMOS 23.0. Results: The strongest factor directly influencing hospital nurses' organizational commitment was social support. In a multiple group analysis, nurses' generation had a partial moderating effect. In a generation-specific analysis, the Z generation group was higher than the X and Y generation groups in the variables of emotional labor and burnout related to organizational commitment. Conclusion: Based on the findings of this study, to improve hospital nurses' organizational commitment, social support is needed as an important management strategy. At the organizational level, we need to develop ways to improve organizational commitment by reducing the emotional labor and burnout of Generation Z.
