대학병원 조직내의 갈등해결유형 연구 (The Type of Conflict Management in University Hospital Organization)

  • 본 연구는 병원조직내에서 상존하는 갈등을 해결하는 형태를 파악해 봄으로써 갈등을 효과적으로 해결하는 방법을 위한 기초자료를 제시하고자 하였다. 연구방법은 일개 대학병원에서 간호사, 의료기사, 행정직원 269명을 대상으로 한 무기명 자기기입식 설문지 조사법을 사용하였다. 연구결과 갈등해결 유형면에서 성별, 연령별, 근무부서별 유의한 차이가 있는 것으로 나타났다. 구체적으로 갈등해결 유형면에서 성별로는 회피유형에서 차이가 있었으며 연령별로는 경쟁, 회피, 협동방식에서 차이가 있었다. 근무부서별로는 회피, 협동 유형이 통계적으로 유의한 차이를 보였다. 비록 본 연구가 일개 대학병원내의 설문자료라는 한계가 있어 일반화 하는데 어려움이 있지만 병원이라는 특수 조직내에서는 늘상 갈등이 발생하기 마련인데 본 연구를 통하여 성별, 연령별, 부서 간 갈등해결 방식에 차이가 있다는 것을 알 수 있었다. 이러한 연구를 바탕으로 개인 간, 또한 부서 간 상호 협조와 경쟁 (Co-Petition)을 이루어내는 방법을 모색함으로써 병원조직전체의 업무성과가 향상될 것으로 생각된다.

수도권 소재 일부 대학병원 일반직 근로자의 노조몰입과 조직갈등의 경험에 관한 연구 (Organization Conflict and Affecting Factors on Labor Union Commitment among University Hospital Employees in Seoul and Gyeong-Gi Province)

  • The aims of this study were to analyze affecting factors on labor union commitment among university hospital employees and provide basic data in two general hospitals. The subjects of this study were 357 hospital employees in one university hospital in Seoul and the other university hospital in Gyeong-Gi province from May 21 to June 10, 2010 through survey questionnaires. The main results of this study were as follow : First, labor union commitment level among subjects was increased as 40 years old, lower educational level, lower job position and union leader. Second, organization conflict level among subjects did not statistical differ significantly regarding age, education level, wedding, and job position, but job year. Third, correlation between labor union commitment level and organizational conflict increased. Finally, from the results of multiple regression analysis to identify major affecting factors of labor union commitment level, it depends on lower educational level, high conflict, and union leader between individual and group but not significantly. Therefore, it was necessary to continued to be supported for labor union. New research was required regarding organization culture and commitment.

연구개발팀에서 팀내 갈등과 팀 혁신성과간의 관계에서 팀 학습행동의 매개역할 (A Study on the Relationship between Intra-team Conflict and Team Innovative Performance and the Mediating Role of Team Learning Behaviors in R&D Teams)

  • In this era of cut-throat competition, innovation is a source of competitive advantage, and securing core competency through innovation plays a pivotal role in ensuring the survival and growth of an organization. In an organization, R&D team is a core division driving innovation, and creative tension and conflict among researchers fuels innovative performance. Despite heated debate over the positive and negative effects of conflict, insufficiently-identified process factors have left sophisticated mechanisms between conflicts and effects unaddressed. This study assumes that team learning behaviors can bean important process factor given that conflict propels learning, and that learning is a decisive factor in creating competitive advantage. This study conducted an empirical analysis of the relationship between relationship/task conflict and team innovative performance, and the mediating role of team learning behaviors using data collected from a questionnaire sent out to the heads of 262 R&D teams and second highest-ranking officials thereof. The analysis conducted based on structural equation model indicates that relationship conflict has negatively affected team learning behaviors, whereas task conflict has positively influenced team learning behaviors(full mediation effect), team learning behaviors has positively influenced team innovative performance. Based on these results, the study has suggested implications of intra-team conflict and team learning behaviors for team innovative performance.

  • 소방공무원 조직은 전통적으로 보수적 색채가 강하며 계급적인 문화와 상명하복식 위계질서가 심화되어 있는 특정직공무원 중의 한 분야이다. 이러한 소방조직의 특수한 상황은 일반행정직 등 다른 공무원 조직보다 특별히 많은 조직갈등의 발생을 전제하는 것이라고 보아도 큰 무리가 없을 것으로 판단된다. 소방공무원의 갈등은 바람직한 조직을 만들기 위해 투입된 다양한 노력이 실무단계에 미치지 못하였거나 투입되었다 하더라도 상쇄되어 약화되었기 때문일 것이다. 따라서 본 연구의 목적은 소방공무원의 내근과 외근 간의 갈등, 즉 갈등의 원인, 갈등해소방안 등을 실증분석을 통해 소방조직의 활성화 방안을 도출하는 데 있다.

신설 대학병원 행정직원과 기존 대학병원 행정직원의 갈등수준 비교 분석 (Comparison of Conflict Level among Administrative Department Staff between Newly Established and Existing University Hospitals)

  • The purpose of this study is to assess the cause and level of conflict arising within and between departments among administration office workers who work in a recently established tertiary hospitals of a major cooperation or related non-profit cooperation: The study also aimed to find methods for resolution of such conflicts by comparing with other existing university hospitals. The subject population included 299 business administration office workers randomly selected from two cooperate related tertiary hospitals of less than 3 years in its existence and two university hospitals over 700 beds in Seoul and Kyong In area. Data were collected through a survey questionnaire. To define related factors for the level of conflict among departments in each hospitals multivariate regression analysis was conducted. Independent factors were characteristics of subjects, conflicting factors within and between the departments. The results are as follows: 1. Those in the 30-39 rears of age group demonstrated significantly higher level of conflict between departments. Those working in the new hospitals, who were older and had long-term tenure, and those with short-term job experience at current working hospital had higher level of conflict between the departments with statistical significance. 2. Concerning the involvement of conflicting factors and the level of conflict in the administration there was statistically significant positive correlation between reliability and job-related intra- and interdepartmental level of conflict in existing hospitals. There was a significant positive correlation between intradepartmental conflicting factors of mutual dependence, difference in goal/orientation and intra- and interdepartmental level of conflict. 3. In multivariate regression analysis, women more than men, and those who had worked for many years in hospitals had statistically significant influence on factors involved in interdepartmental level of conflict, explaining 51.0% of the model. 4. In existing hospitals, gender was a significant factor with women showing a higher level of interdepartmental conflict compared to men. Among the interdepartmental factors, mutual dependence had statistically significant influence and showed a positive relationship with interdepartmental level of conflict. In the new hospitals, job position was a significant factor which showed that those in high position such as section chief or above, compared to those in managerial or general position had higher level of conflict. Among the interdepartmental characteristics, factors of mutual dependence and goal/orientation had statistically significant influence and showed a positive relationship with interdepartmental level of conflict. In the new hospital setting efforts to reduce conflict in areas among workers with high position, old age, and long tenure and those in Purchasing, Material and Computer Department should be made and prudent management and planning for improved manpower and increased budget or efficient allocation and clear definition of job description are necessary to adequately assess and make improved efforts for rapid stabilization of the premature hospital system from its inception, In the existing hospitals a lack of conflict within and between departments may give rise to stagnation or inefficiency of the organization. Future study are needed with respect to the relationship between interdepartmental level of conflict and the effectiveness of the hospital organization for improved resolution of conflict in the organization and hospital management.

대학병원과 종합병원 직원의 부서간 갈등수준 비교분석 (Comparison of level of interdepartmental conflict among employees' in the university hospitals and general hospitals)

  • The purpose of this study is to promote the efficiency of the management of the controls organization in the university hospitals and general hospitals by evaluating the factors underlying organizational conflict. The subject population included 351 hospital workers randomly selected from two general hospitals of less than 200 beds and two university hospitals over 500 beds in Seoul area. Data were collected through a survey questionnaire. To define related factors for the level of conflict among departments in each hospitals multivariate regression analysis was conducted. Independent factors were characteristics of subjects, conflicting factors between the departments. The results are as follows: 1. Those in high job position group demonstrated significantly higher level of conflict between departments. Those working in the general hospitals, who were older and had long-term tenure at current working hospital had higher level of conflict between the departments. 2. In the university hospitals setting efforts to reexaminitation of the organizational structure and efficiency conveyance of information and efforts to resolve conflict among young workers with lower level of education is need. This study has its own merit in comparing empirically the conflict among hospital workers in the university hospitals and general hospitals. Future study are needed with respect to the relationship between interdepartmental level of conflict and the effectiveness of the hospital organization for improved resolution of conflict in the organization and hospital management.

대학병원 간호사의 조직갈등이 조직몰입과 노조몰입에 미치는 영향 (Effects of Nurse's Organizational Conflict on Organizational Commitment and Labor Union Commitment in University Hospitals)

  • Purpose: This study was done to investigate the effects of university hospital nurses' organizational conflict between organizational commitment and labor union commitment, so as to provide data on prevention of conflict with the hospital and to improve work achievement with commitment of two different groups: hospital and labor union commitment. Methods: Data collection was conducted from May 15 to 31, 2011 for nurses registered in the labor union of a university hospital. The collected data were analyzed using t-test, ANOVA, Scheffe test and multiple regression. Results: Organizational commitment of the nurses showed significant differences according to age, position and work experience, and degree of labor union commitment according to academic achievement. The factors affecting labor union commitment were organizational conflict and recognition of need for labor union, which accounted for 19% of the variance. Factors affecting organizational commitment were organizational conflict, recognition of need for labor union, participation in organizational events, and renewal of membership in the union, which accounted for 33% of the variance. Conclusion: The results of this study indicate that there is a need to improve work achievement by minimizing conflict and preventing labor disputes for better organizational commitment and labor union commitment of nurses.

국가간 가치지향 차이에 따른 조직내 갈등관리규범과 갈등관리유형 비교연구 -한국과 캐나다 관리자의 조직 내 갈등해결방식을 중심으로- (A Study on Value, Norms and Patterns of Managing Workplace Conflicts; A Comparison between Korea and Canada)

  • This study analyzed which conflict management norm was preferred according to unique cultural difference of nation and such conflict management norm influences on conflict management type in solving real conflict when conflict in organization occurs and such conflict norm had a preference and influence on conflict management type in solving real conflict through such conflict management norm. As the result, first, Korean managers showed still high attitude on group interest and aimed to negotiation. But they highly depended on control. Canada managers showed discussion norm of individual interest and performed conflict management laying stress on unity and negotiation. second, as for conflict management of negotiation, both Canada and Korea performed it on the based of his or her interest discussion and as for plural agenda unity positively influenced to unity conflict management in Korea but in Canada, attitude for the future negatively influenced.

호텔 종사원의 관계갈등과 과업갈등이 조직시민행동에 미치는 영향 - 셀프리더십의 조절효과 (The Effect of Relational Conflict and Task Conflict between the hotel employee on Organization Citizenship Behavior - Moderating Effect of Self leadership)

  • 호텔기업은 최고의 서비스를 주고받는 산업으로 다른 기업과의 비교우위를 위하여 우수한 인력개발을 통해 조직의 효율성을 확보하는 전략에 초점을 맞추어 왔다. 따라서 본 연구는 호텔종사원을 연구대상으로 선정하여 첫째, 관계갈등이 조직시민행동에 영향을 미칠 것이다, 둘째, 과업갈등이 조직시민 행동에 영향을 미칠 것이다. 셋째, 관계갈등과 조직시민행동과의 관계, 과업갈등과 조직시민행동과의 관계에서 셀프리더십의 조절을 살펴보았다. 자료 수집을 위한 설문조사는 서울 경기도 지역의 특급호텔 종사원을 대상으로 400명에게 설문을 실시하였다. 분석결과를 예측해보면 첫째, 관계갈등은 조직시민행동에 유의미한 관계를 미칠 것으로, 둘째 과업갈등은 조직시민행동에 유의미한 관계를 미칠 것으로, 셋째, 셀프리더십은 관계갈등과 조직시민행동간의 관계에서 조절변수의 역할을 넷째, 셀프리더십은 과업갈등과 조직시민행동에 조절효과를 미칠 것으로 판단되어 진다. 조직시민행동의 예측변인으로서 관계갈등과 과업갈등에 대하여 탐색적인 수준에서 연구가 이루어졌음에도 관계갈등과 조직시민행동 그리고 셀프리더십의 상호작용을 다룬 연구가 이루어진 것에 의미가 있다. 또한 관계갈등과 조직시민행동의 관계를 조절하고 과업갈등과 조직시민행동과의 관계를 조절할 것으로 예측되어지는데 이는 후속연구의 바탕이 될 수 있을 것이다. 이런 연구결과를 바탕으로 조직의 관리자는 관계갈등과 과업갈등을 최소화 하고 조직시민행동을 높일 수 있는 방안에 대한 다양한 자기개발 및 프로그램을 개발하고 종사원에게 제공하여 건실한 조직문화를 이루어야 하겠다.

사회복지조직 내 갈등이 직무성과에 미치는 영향 : 참여적 의사결정의 조절효과 (Impact of Conflict within Social Welfare Organization on Job Performance : Moderating Effect of Participatory Decision-making)

  • 본 연구는 사회복지조직 내 갈등이 직무성과에 미치는 영향을 살펴보고 이들 간의 관계에서 참여적 의사결정의 조절효과를 알아보고자 하였다. 이를 위해 서울과 경기도 및 충청지역의 복지관 종사자를 대상으로 조사를 실시했으며 360부가 최종적으로 분석에 사용되었고, 상관관계분석과 위계적 회귀분석 그리고 조절효과의 통계적 유의성 분석을 실시하였다. 그 결과 조직 내 갈등과 직무성과 그리고 참여적 의사결정이 부적 상관관계를 나타냈고, 조직 내 갈등과 직무성과의 관계에서 참여적 의사결정이 조절효과를 나타내어 조직 내 갈등이 직무성과에 미치는 영향력이 줄어들었다. 이러한 결과는 참여적 의사결정이 조직 내 갈등을 완화함과 동시에 직무성과를 높일 수 있음을 시사한다. 이를 바탕으로 사회복지 교과목지침서에 갈등관리전략을 수록하고, 기관에서는 갈등관리 지침 수립과 종사자 교육을 시행하며, 직원평가 및 보상시스템 개발에 종사자를 참여시키고, 사회복지조직 내 갈등 실태를 조사한 후 '갈등처리위원회'와 같은 상설기구의 운영 필요성을 제안하였다.
