스마트워크 후 조직 문화 변화 연구: 서비스 대기업 'H사' 사례 (Exploring Changes in Organizational Culture after Firm-Wide Institutionalization of Smart Work: Case of a Service Company 'H')

  • 최근 코로나 19의 세계적 대유행 이후로 비즈니스 업무환경이 스마트워크로 급격하게 변하고 있다. 스마트워크는 기본적으로 언제 어디서나 일을 할 수 있는 시스템을 근간으로 하고 있다. 스마트워크가 성공하기 위해서는 이러한 시스템의 구축과 운영 문제가 중요할 뿐만 아니라, 스마트워크 도입이 미치는 조직문화에의 영향을 연구하는 것도 중요하다. 본 연구에서는 한국의 레저 서비스 대기업인 H사에서 경영상 강조하고 있는 조직 문화의 일곱 가지 차원 - 전략적 혁신성, 조직 유연성, 공정한 인사관리, 합리적 의사결정, 조직 활력, 신뢰 협력, 리더십 - 에 있어서 스마트워크 전후로 어떤 변화가 있는지 설문과 인터뷰를 통하여 조사하였다. 조사결과 전략적 혁신성, 조직 유연성, 조직 활력, 신뢰 협력의 네 가지 차원에서는 직원들의 평가가 통계적으로 낮아진 것으로 나타났고, 공정한 인사관리, 합리적 의사결정, 리더십의 측면에서는 큰 변화가 없는 것으로 나타났다. 도입초기 단기적 현상일수도 있어 앞으로의 변화도 관찰할 필요가 있지만, 기업 관점에서 궁극적으로 유연한 업무 환경의 변화를 추구하는데 있어서 직원들로 하여금 전략적 혁신성, 조직 유연성, 조직 활력, 신뢰 협력과 같이 경영상 중요한 조직 문화의 측면에서 적극적으로 준비하고 대응하는 것이 필요함을 시사한다. 조직 활력이 상대적으로 낮아지고, 조직구성원간 신뢰 소통과 협력은 감소하는 것은 굉장히 부정적 변화로서 적극적 관리가 필요하다. 이어진 인터뷰에서는 스마트워크 도입의 성공적 정착을 위해서는 리더십의 역할이 중요하게 나타나고 있어, 향후 일하는 방식의 변화에 따라 경영진 리더십의 역할이 더욱 강조될 것이라는 것을 시사하였다.

  • A challenge in fostering virtual communities is the continuous supply of knowledge, namely members' willingness to contribute knowledge to their communities. Previous research argues that giving away knowledge eventually causes the possessors of that knowledge to lose their unique value to others, benefiting all except the contributor. Furthermore, communication within virtual communities involves a large number of participants with different social backgrounds and perspectives. The establishment of mutual understanding to comprehend conversations and foster knowledge contribution in virtual communities is inevitably more difficult than face-to-face communication in a small group. In spite of these arguments, evidence suggests that individuals in virtual communities do engage in social behaviors such as knowledge contribution. It is important to understand why individuals provide their valuable knowledge to other community members without a guarantee of returns. In virtual communities, knowledge is inherently rooted in individual members' experiences and expertise. This personal nature of knowledge requires social interactions between virtual community members for knowledge transfer. This study employs the social capital theory in order to account for interpersonal relationship factors and identity theory for individual and group factors that may affect knowledge contribution. First, social capital is the relationship capital which is embedded within the relationships among the participants in a network and available for use when it is needed. Social capital is a productive resource, facilitating individuals' actions for attainment. Nahapiet and Ghoshal (1997) identify three dimensions of social capital and explain theoretically how these dimensions affect the exchange of knowledge. Thus, social capital would be relevant to knowledge contribution in virtual communities. Second, existing research has addressed the importance of identity in facilitating knowledge contribution in a virtual context. Identity in virtual communities has been described as playing a vital role in the establishment of personal reputations and in the recognition of others. For instance, reputation systems that rate participants in terms of the quality of their contributions provide a readily available inventory of experts to knowledge seekers. Despite the growing interest in identities, however, there is little empirical research about how identities in the communities influence knowledge contribution. Therefore, the goal of this study is to better understand knowledge contribution by examining the roles of social capital and identity in virtual communities. Based on a theoretical framework of social capital and identity theory, we develop and test a theoretical model and evaluate our hypotheses. Specifically, we propose three variables such as cohesiveness, reciprocity, and commitment, referring to the social capital theory, as antecedents of knowledge contribution in virtual communities. We further posit that members with a strong identity (self-presentation and group identification) contribute more knowledge to virtual communities. We conducted a field study in order to validate our research model. We collected data from 192 members of virtual communities and used the PLS method to analyse the data. The tests of the measurement model confirm that our data set has appropriate discriminant and convergent validity. The results of testing the structural model show that cohesion, reciprocity, and self-presentation significantly influence knowledge contribution, while commitment and group identification do not significantly influence knowledge contribution. Our findings on cohesion and reciprocity are consistent with the previous literature. Contrary to our expectations, commitment did not significantly affect knowledge contribution in virtual communities. This result may be due to the fact that knowledge contribution was voluntary in the virtual communities in our sample. Another plausible explanation for this result may be the self-selection bias for the survey respondents, who are more likely to contribute their knowledge to virtual communities. The relationship between self-presentation and knowledge contribution was found to be significant in virtual communities, supporting the results of prior literature. Group identification did not significantly affect knowledge contribution in this study, inconsistent with the wealth of research that identifies group identification as an important factor for knowledge sharing. This conflicting result calls for future research that examines the role of group identification in knowledge contribution in virtual communities. This study makes a contribution to theory development in the area of knowledge management in general and virtual communities in particular. For practice, the results of this study identify the circumstances under which individual factors would be effective for motivating knowledge contribution to virtual communities.

  • Human Resource Management (HRM) performs numerous activities in organizations including employee recruitment, selection, placement, job analysis, training and development, and labor relations. POSCO (Pohang Steel Company) has concerned with employee management related to job placement and analysis among these activities because of the problems of over-complexity of placement precedures for the variety of recruits, the frequency of selection, a large amount of job descriptions / specifications, and their changes. This study, as a phase of developing the entire HRM systems in the organization, briefly summarizes the preliminary information related and describes an implementation of expert system as a means for effective job placement based on the principle of right-person-in-right-place with identifying aptitudes and personalities of employees. Thus, a new approach for developing a job description/specification using a formal specification language like Z is also proposed. The result of this study will cultivate the performance of personnel, prevent conflicts between labor and management, promote overall productivity of organization, as well as helpfully verify job analysis.

마이다스아이티의 뇌과학 기반 인적자원 관리 사례 연구 (Neuroscience based human resource management at Midas IT Co._A case study)

  • 지난 20여 년 간 뇌 과학은 기능성 자기공명영상(fMRI) 등 새로운 기술에 힘입어 크게 발전했으며, 우리는 인간의 본성과 행동 변화에 대해 더욱 정확한 지식을 얻게 됐다. 이 같은 지식은 경영 분야에도 활발하게 응용되고 있다. 이 연구는 마이다스아이티의 사례를 통해 뇌과학을 경영에 어떻게 접목할 수 있는지 통찰을 얻는 것이 목적이다. 건설 소프트웨어 회사인 이 회사는 별도 조직을 두어 뇌 과학을 연구하고 있으며, 뇌 과학에 기반한 인사 정책을 만들어 시행하고 있다. 창업자 이형우 사장은 인본주의 경영 철학을 갖고 있으며, 뇌 과학 연구는 그 철학을 뒷받침한다. 연구 방법으로 사례연구 방법을 채택하였으며, 인터뷰와 직접 관찰, 참여 관찰, 문서 정보 등의 절차를 수행했다. 이 회사의 인적자원 관리 시스템은 뇌과학 연구가 응집된 'SCARF'라는 뇌과학 모델로 설명이 가능하다. 이 회사는 이 모델이 제시하는 것처럼 일터에서 지위감(Status), 확실성(Certainty), 자율감(Autonomy), 관계성(Relatedness), 공정성(Fariness) 위협을 줄임으로써 구성원의 신뢰와 만족도를 제고했고, 이는 창의적이고 고성과 조직이 되는 발판이 되었다.

말비나스 영유권 분쟁의 역사와 현황 - 탈식민주의를 중심으로 - (History and Present Condition on Dispute of Malvinas Sovereignty)

  • This year(2012) marks the 30th anniversary of the Malvinas (Falkland) war. A series of talks between the British and Argentina took place over 30 years until 1982, but failed to reach a conclusion on sovereignty. Argentina claims that sovereignty of the islands was transferred to Argentina from Spain upon independence, a principle known as uti possidetis juris. But UK claims that the principle of uti possidetis juris is not accepted as a general principal of international law, and UN General Assembly resolutions calling for negotiations are flawed because they make no reference to the islanders' right to choose their own future. In this situation, a huge amount of petroleum and natural gas has discovered near the Malvinas islands. To explore such situation, this article looks into history and present condition on dispute of Malvinas sovereignty, and also analyses de-colonialism and resource nationalism related to dispute of Malvinas sovereignty.

A Civilian Reporting Service to Guide Converging Resources for Search and Rescue in Disaster Response

  • During disaster response, prioritization of limited resources is one of the most important but challenging tasks. At the same time, it is imperative to timely provide to the rescuers with the adequate heavy equipment to facilitate lifesaving operations. However, supply of high demand equipment is usually insufficient during the initial phase of disaster response, challenging lifesaving operations. At the same time, resources outside of the disaster affected zone converge into the area to assist the response efforts, which is the effect of convergence that often made resource coordination challenging in large scale disasters. Meanwhile, the initial condition of the disaster is usually best known by civilians already at the area before and during impact of the disaster. The knowledge of the civilians is not always received and considered by the responding organizations. With the help of these civilians, critical information such as victim location, infrastructure damage, and risk condition could be better know before any response actions are taken. To efficiently collect information and utilize the converging resources, this paper proposes a geospatial information repository for initial condition reporting and update to guide search and rescue operations and deployment of equipment with safety considerations for the rescuers in large scale disaster response scenarios.

  • 최근 정보기술 및 인터넷의 급속한 발전으로 지식정보 자원들이 디지털화 되어 인터넷을 통해 유통되고 있다. 과학기술 연구 현장에서 수시로 발생되는 세미나, 워크숍 등 연구 성과물의 공유를 위해서는 동영상 콘텐츠의 구축과 식별체계 기반의 유통시스템 구축이 필요하다. 본 연구의 목적은 세미나, 워크숍 등 과학기술 동영상 콘텐츠의 효율적인 정보 공유 및 활용을 위한 KOI 식별체계 기반의 정보유통시스템 구축 방안을 제시하는데 있으며, 이를 위해 식별체계 개요 및 현황과 유통시스템의 기능적 요소인 동영상 콘텐츠 과제 및 슬라이드의 KOI 식별체계 적용 방법, 동영상 정보연계 시스템, 식별체계 통합관리 시스템, 동영상 메타데이터 구성 및 검색 방안 등을 기술하였다.

  • 본 연구에서는 시맨틱 웹을 구성할 수 있도록 하는 지식표현, 온톨로지, 에이전트를 통해 급변하는 전자거래 환경을 극복하고 이질적이고 분산되어 있는 정보들을 통합할 수 있도록 하기 위한 방법론을 제시하고자 한다. 이를 위해 모델링의 기반이 되는 구문론적/의미론적 통합 및 에이전트의 운용방법론에 대해 논하며, 메타 모델링에 바탕을 두는 온톨로지의 구축에 중점을 두고 설명한다. IRDS (Information Resource Dictionary Standard) 프레임워크에 기반한 구조에 따라 OWL(Web Ontology Language)을 사용하여 온톨로지를 구체화하며, 프로세스 표현을 위해 PSL(Process Specification Language)-ontology의 용어들을 중간 계층으로 구성하여 차용한 예를 제시한다. 제시한 프레임워크를 통해 정보 자원들과 비즈니스 프로세스를 정의하고 공유하며 관리함으로써 중복성과 불일치성을 제거할 수 있을 것이다.

The Visual Display of Temporal Information for E-Textbook: Incorporating the Mind-mapped Timeline Authoring Tool

  • With the ever-increasing queries related to temporal (or time-related) information, such as the product launching time, in search engine, most web pages will be augmented with such information in the future. Meanwhile, the gradual emergence of the use of electronic textbooks (or e-Textbooks), which enrich the traditional paper-based textbooks with multimedia contents such as interactive quizzes and multimedia-based simulations, has led us to infer that e-Textbooks will be blended with temporal information to support learning. The use of temporal information helps teachers and students to understand the level of prior knowledge required to study a topic, as well as the sequence of learning activities and related sub-topics, that best attains the educational goals. This paper presents a simple yet efficient tool called TimeMap, which is based on mind mapping, to create an e-Textbook called TimeBook that takes account of time-related curriculum and the ability of students to learn via collaboration.

  • Financial planning in the United States has evolved since 1980 from a field comprised of specialists, such as insurance agents, bankers, accountants, and stock brokers, offering particular services to clients, to the situation today, where most professionals offering financial services to households market themselves as comprehensive financial planners. The breadth of knowledge required for financial planning can be seen in the 106 topics covered by the Certified Financial Planner(CFP) Exam. This study reviews the actual conditions of financial planning in the U.S. including suppliers of financial services to household, the philosophy of financial planning, and the financial planning process as described by the CFP Board. Also, this study discusses related research about problems and challenges faced by households in financial planning in the U.S.
