  • Previous studies have focused on individual and organizational learning. Amid an increasingly complex business environment, a team system designed to improve flexibility and adaptability constitutes the most basic part of an organization. Still, team learning has rarely been discussed. In addition, team learning behavior, despite being an important part of a team process, is often mentioned as a team-level outcome variable. Given that team learning behavior involves constant changes in thinking and behavior, a shared belief among team members is needed in order to positively influence innovative performance of a team. In spite of that, there has been only limited discussion of it. Besides, few domestic studies have dealt with R&D teams that can clearly demonstrate team learning behavior and team innovative performance. This study is an empirical analysis of the impact of team efficacy on team innovative performance and the mediating role of team learning behavior based on materials collected from team leaders and their immediate subordinates in 268 R&D teams. The analysis showed that team learning behavior actually has a positive effect on team innovative performance. Team efficacy also turned out to have a positive influence on team learning behavior. Lastly, the study found that team learning behavior played a mediating role in the relationship between team efficacy and team innovative performance. Based on those results, the study has identified implications and suggested directions for future research.

  • In this era of cut-throat competition, innovation is a source of competitive advantage, and securing core competency through innovation plays a pivotal role in ensuring the survival and growth of an organization. In an organization, R&D team is a core division driving innovation, and creative tension and conflict among researchers fuels innovative performance. Despite heated debate over the positive and negative effects of conflict, insufficiently-identified process factors have left sophisticated mechanisms between conflicts and effects unaddressed. This study assumes that team learning behaviors can bean important process factor given that conflict propels learning, and that learning is a decisive factor in creating competitive advantage. This study conducted an empirical analysis of the relationship between relationship/task conflict and team innovative performance, and the mediating role of team learning behaviors using data collected from a questionnaire sent out to the heads of 262 R&D teams and second highest-ranking officials thereof. The analysis conducted based on structural equation model indicates that relationship conflict has negatively affected team learning behaviors, whereas task conflict has positively influenced team learning behaviors(full mediation effect), team learning behaviors has positively influenced team innovative performance. Based on these results, the study has suggested implications of intra-team conflict and team learning behaviors for team innovative performance.

유통·호텔 종사원의 팀에 대한 몰입의 선행요인과 결과요인에 관한 연구 (A Study of Precedence and Result Factors on Team Commitment on Distribution and Hotel Employees)

  • Purpose - The purpose of this study is to identify team commitment affecting employees' innovative activities and factors affecting team commitment including empowerment by leaders and job enrichment factors. In other words, so as to explain outcome variables of innovative activities, this study aims to emphasize employees' attachment roles towards their groups within nomological network, and identify the motives encouraging employees' innovative activities. The research purpose is significant due to the realistic situation of hotel industry. The reason why innovative activities are important can be found in recent changes of business environment. Also, unlike other various studies on precedence factors encouraging employees' innovative activities, this study classified those precedence factors into job and leader characteristics, and it emphasized the importance of team commitment as the process that job and leader characteristics are connected to innovative activities. Research design, data and methodology - The survey for this study was conducted during October 6th ~ November 10th in 2014 to the employees who are working in 5-star hotels in Korea. As for the selection of hotels and sampling method, convenience sampling method was used to the employees in 5-star hotels. Self-report method was used in the survey, judging that the employees' characteristics would be relatively homogeneous. 311 questionnaires were distributed in total, and 275 reponses were collected. After excluding the missing and unreliable responses, 245 questionnaires were used in the research. SPSS and AMOS programs were used for the analysis. Results - First, empowering leadership had positive effects on hotel employees' team commitment. It indicates that hotel employees are more committed to their team when their leaders set examples, provide information, and involve employees in decision-making process. Second, as a result of the relationship analysis in task diversity, task significance, task identity and team commitment, task diversity and task significance had significant effect on team commitment, while task identity had no significant effect on team commitment. It indicates that team commitment is enhanced when the employees can conduct diverse types of jobs and get more opportunities to talk with the guests. Also, the repetition for the same jobs in hotel rooms and the space for preparing food and beverage do not lead to team commitment, even though the employees fulfill their duties to the end. Third, hotel employees' team commitment has positive effect on their innovative activities. It indicates that employees voluntarily conduct innovative activities when they are attached to their team and identifies themselves with the team. Conclusions - There are theoretical and practical implications in this study. First, in terms of the theoretical perspective, this study proposes structural framework in team commitment, and it identifies the psychological mechanism in team commitment from the aspect of social exchange, which resulted in identification of precedence factors related to team commitment. In addition, this study presents new possibilities for relevant studies about team commitment by examining the effect on team commitment when the importance of innovative activities is emphasized in recent business environment.

지식근로자의 공유인지와 팀 효과성의 관계 (The Relation with Shared Cognition for Knowledge Worker and Team Effectiveness)

  • Attention has been focused recently on the concept of shared cognition which encompasses the notion that effective team members hold knowledge that is overlapping and complementary with teammates. This shared cognition is expected to improve team effectiveness. In contrast to the continued efforts in developing theoretical approach of shared cognition, empirical studies are meager. Thus, we conducted an empirical study to investigate the role of shared cognition on team effectiveness. This study classifies shared cognition into two types, team mental model and transactive memory system, by shared meaning. A total of 121 new product development teams in the IT industry were surveyed for the data collection. The results of analysis can be summarized as follows: first, team mental model has a positive influence on team performance, team innovative behavior and team learning effect. And the relation with team mental model and team performance is moderated by the similarity of knowledge structure among the expert. Second, transactive memory system has a positive influence on team performance, team innovative behavior and team learning effect.

  • IT project teams are composed of experts from various domains with different backgrounds, such as business and technologies. Thus, enhancing knowledge sharing and increasing team social capital are critical for the success of the project. This study examines the relationship among the team social capital, team climate and team performance. A research model and hypotheses are developed from literature review and empirically validated. The research model consists of team social capital, team climate and team performance. Specifically, team social capital, as antecedents, wasconceptualized asinternal and external differentiated by team boundary, and team climate is conceptualized as innovative climate and supportive climate. Using measures adopted from previous studies, 166 data points were collected to test the research model and related hypotheses. PLS data analysis indicated that internal and external social capitalhave positive effect on innovative climate while internal social capital has a positive effect on supportive team climate. The innovative and supportive climate has significant effect on the team performance. Based on the results, we proposed several team management skills for IT project managers. Theoretical constributions are discussed at the end with limitations and further studies.

상사의 하향온정 행동과 팀만족 및 팀혁신행동의 관계에서 정서적 몰입의 매개효과 (Mediating Effects of Emotional Commitment between Downward Benevolence and Team Satisfaction & Team Innovative Behavior)

  • 본 연구는 리더와 하급자들 간의 관계에 있어 한국적 정서에 기반 한 상사의 하향온정 행동이 팀만족 및 팀혁신행동에 미치는 영향에 있어 정서적 만족의 매개효과를 실증적으로 검증하였다. 연구목적 달성을 위한 자료 수집은 서울 및 수도권에 위치한 47개 조직 125개 팀으로부터 획득하였다. 연구결과, 하향온정은 팀 만족 및 팀혁신행동에 정(+)의 영향을 미치는 주요한 변인으로 확인되어 정에 기반을 둔 상사의 행동이 조직목표 달성을 위한 팀의 만족 및 팀혁신행동에 중요한 변인임이 확인되었다 또한 정서적 만족은 하향온정과 팀 만족 및 팀혁신행동을 연결하는 주요한 변인으로 확인되었다. 특히 하향온정은 팀만족과 팀혁신행동의 관계를 완전매개 하는 것으로 확인되었다. 연구결과의 시사점은 한국의 문화적 특성을 고려한 리더의 행동유형이 조직목표달성에 기여하는 것으로 확인되어 향후 한국적 특성을 고려한 리더 행동 연구범위 확대와 관련분야 연구에 연구자의 관심을 유도하는 계기를 제공하고 있다.

R&D조직의 창의적 팀 특성이 혁신성과에 미치는 영향 : 창의적 풍토의 매개효과 (The Effects of Team Characteristics on the Innovation Performance in R&D Organizations : The Mediating Effect of Creative Climate)

  • This study aims at analyzing the relationship between team characteristic and innovation performance. The mediating effect of creative climate on the team characteristic and innovation performance is also measured. Based upon literature review, individual creative characteristics, team diversity, team cohesion, task characteristics are presented as antecedents of team characteristic. Creative climate affects the creative behavior and innovative performance. Creative climate is measured as the Team Climate Inventory (TCI) proposed by Anderson & West (1998) including goal, participative-autonomy and innovative-support. Data were collected from 186 survey responses (54 Teams) out of total 462 (69 teams) from the R&D department of a major ICT firm in Korea. Empirical results show the diversity, cohesion, job characteristic, individual creative characteristic have a positive effect on the creative climate and innovation performance. The participative-autonomy climate factor appears to mediate the relationship between team characteristic (diversity, cohesion, job and individual characteristics) and innovation performance. However, the mediating effects of goals and innovative-support factors were not significant statistically. It was confirmed that the organization can contribute to improve the team innovation performance by facilitating a autonomy and participative climate as well as fostering the team characteristic.

  • 다양성의 중요성이 강조되면서 최근의 연구들은 다양성과 성과간의 직접효과에 대한 분석에서 상황적 요인의 효과를 분석하는 데 연구의 초점을 맞추고 있다. 본 연구에서는 다양성과 성과간의 관계를 보다 명확하게 파악하기 위해서 혁신적 문제해결 스타일과 상호의존성(과업, 목표, 결과)을 상황요인으로 제시한 후 이들 변수들의 조절효과를 분석하였다. R&D 연구소의 75개 프로젝트 팀을 대상으로 실증 분석한 결과 팀원들이 혁신적 문제해결 스타일을 가져갈 수록 다양성과 프로젝트 성과간의 긍정적 관계는 더욱 높아졌다. 또한 세 가지 유형의 상호의존성도 다양성과 프로젝트 성과간의 관계를 긍정적으로 조절하는 것으로 나타났다. 마지막으로 연구결과에 대한 시사점과 향후 연구방향에 대하여 논의하였다.

전문병원의 성공요소 탐색 (An exploration of success factors for specialty hospitals in Korea)

  • In this article, three cases of speciality hospitals, Songdo hospital, Bucheon Sejong Hospital, and Wooridul Hospital, are described and analyzed. They have shown outstanding performances and have high reputations. Success factors are drawn out from the cases: innovative founder, technological innovation, team medicine, and customer satisfaction. Implications and limitations are discussed, and suggestions for the future studies are suggested.

  • This paper examines critical successful facts related with the digital new product development with product innovation. For this, we have selected a Xcanvas time-machine TV of LG electronics and we have done case-study. We have performed in-depth interviews with engineers, team managers, marketers to get facts on the product development process and analyzed huge amount of data obtained from web-sites and related firms' materials. We have concluded that CSFs of Xcanvas time-machine TV are customer-centered product innovation, new perspective of considering technology and product, managing innovative team and motivation to team member.
