대한적십자사 혈액원 간호사의 조직몰입에 영향을 미치는 요인: 긍정심리자본, 의사소통능력, 사회적 지지를 중심으로 (Factors Influencing Organizational Commitment of Nurses in Korean Red Cross Blood Center: Focusing on Positive Psychological Capital, Communication Ability, and Social Support)

  • Purpose: The purpose of this study is to identifying factors influencing organizational commitment of nurses in Korean Red Cross Blood Center (KRCBC). Methods: A cross sectional survey was conducted for 224 nurses who worked for more than three months in KRCBC. Data were collected using a structured questionnaire from August 28 to September 20, 2018. Data were analyzed using independent t-test, Mann-Whitney U test, one-way ANOVA, Pearson's correlation coefficient, and hierarchical multiple regression analysis with SPSS (ver. 23.0). Results: The mean score of organizational commitment was 3.37±0.52 on a scale of 5 points, the mean of positive psychological capital was 3.51±0.51, communication ability score was 3.60±0.48, and social support score was 3.68±0.57. The factors influencing organizational commitment of nurses in KRCBC were social support (β=.41, p<.001), job satisfaction (β=.27, p<.001), and total length of employment in KRCBC (β=.19, p=.016). The model explained 36.1% of the organizational commitment of the nurses. Conclusion: It is necessary to develop an organizational commitment program for strengthening social support and job satisfaction to improve organizational commitment of nurses in KRCBC. Such a program is eventually expected to improve the quality of nursing care of nurses with a short career in KRCBC.

공유리더십이 심리적 임파워먼트와 조직공정성 및 몰입에 미치는 영향요인 (Effects of Shared Leadership, Psychological Empowerment and Organizational Justice on Organizational Commitment)

  • 현대 기업경영의 환경은 수평적 조직 구조화와 팀제도의 확산 등으로 많은 변화를 겪고 있는 가운데, 기존의 개인적 차원의 리더십을 넘어 구성원 모두가 함께 지향할 수 있는 집단적 리더십의 중요성이 날로 커져가고 있다. 이에 본 연구는 공유리더십이 심리적 임파워먼트와 조직공정성 및 조직몰입에 미치는 영향을 구조방정식 도구인 PLS를 사용하여 분석을 수행하였다. 분석 결과 첫째, 공유리더십은 심리적 임파워먼트와 조직공정성에 긍정적인 영향을 미쳤다. 둘째, 심리적 임파워먼트는 조직공정성과 조직몰입에 긍정적인 영향을 미쳤으며, 마지막으로 조직공정성은 조직몰입에 긍정적인 영향을 미치고 있음을 확인할 수 있었다. 본 연구는 공유리더십과 심리적 임파워먼트 및 조직공정성 그리고 조직몰입과의 중요한 인과관계를 파악하고자 하였으며, 본 연구의 결과는 공유리더십, 심리적 임파워먼트, 조직공정성간의 중요성과 영향 요인들이 조직몰입을 높일 수 있는 가이드라인을 제공할 것으로 기대한다.

Effective Internal Marketing Based on Cooperation Perception and Relational Diversity

  • Purpose: The purpose of this study is to examine under what conditions suggestion programs conducted by organizations actually increase individual perception of their work effectiveness. Specifically, this study looks into the effects of cooperation perception and relational demography of employee on work effectiveness of suggestion programs. It does this by focusing on the interaction effect of organizational commitment. Research design, data and methodology: Data was collected from 1,872 participants who took part in the suggestion program of HCCP 6th DATA. This data was subjected to multiple regression analysis. Results: a) higher employee cooperation perception enhances work effectiveness of suggestion program, but relational difference of knowledge diversity between team members has no effect on work efficiency; b) Positive effect of cooperation perception, and difference in education level on work effectiveness become greater as commitment increases. However, organizational commitment decreases the positive effect of difference in organizational tenure on work effectiveness by suggestion program. Conclusion: The results point to the importance of broadening the current conceptual models of employee work effectiveness of suggestion program to include relational demography, as well as the utility of conducting additional cross-level research on suggestion programs.

진료비 심사부서장 및 부서원의 직무만족도와 조직몰입도 (Job Satisfaction and Organizational Commitment of Health Insurance Review Team Leader and Member)

  • The purpose of this study was to investigate the factors that affect the performance of health insurance review department workers of Korean tertiary hospitals, general hospitals and hospitals. A survey was conducted through structured questionnaire for chiefs and members of health insurance review departments of hospitals, and data from 1,064 respondents were utilized in the final analysis. Survey items included general characteristics of the hospitals and health insurance review departments, job satisfaction and organizational commitment as organizational effectiveness. As multiple linear regression results, in the case of chiefs, the most significantly related factor to job satisfaction was a monthly salary. The other related factor was job stress. In the case of members, the most significantly related factor was job stress. The other related factors were more monthly salary, religious believer, and less complex workplace, in order. As organizational commitment, in the case of chiefs, the most significantly related factor was a monthly salary. The other related factor was more clinical experience. In the case of members, the most significantly related factor was job stress. The other related factors were more monthly salary, tertiary hospitals, more age, and less complex workplace, in order.

병원근로자의 변화지향 조직시민행동 결정요인 : 직무만족, 조직몰입의 매개효과 검증 (Determinants of Change-Oriented Organizational Citizenship Behavior of Hospital Employees : Estimating the Mediating Effects of Job Satisfaction and Organizational Commitment)

  • Purposes: This study aims to investigate the determinants of change-oriented organizational citizenship behavior(CO-OCB) of hospital employees and test the mediating effect of the job satisfaction and organizational commitment on the CO-OCB. Methods: Data were collected from the self-administered questionnaire survey for hospital employees of ten hospitals located in five regions, including Seoul. Out of 1,100 questionnaires which were distributed through the administrative routes, a total of 617 copies were returned(response rate 56.1%) and analyzed by frequency analysis, t-tests, correlation analysis, multiple regression, and path analysis using SPSS 21.0 and AMOS 21.0. Findings: The study results revealed that the explanatory power(56.4%) of the model was most significantly increased by the variables of psychological attributes(R2-change 33,5%). Also, the variables of self-efficacy, followed by hope, the organizational climate for innovation, the psychological safety climate, team-member exchange, and leader-member exchange were found to have positive total effects on CO-OCB, through the mediating variables of job satisfaction and organizational commitment. Practical Implications: The study results imply that, in order to improve the CO-OCB of hospital employees, the administrators have to take the integrated approach considering the various domains of factors including the psychological attributes, job characteristics, interpersonal relations, and organizational climate simultaneously.

상사의 특성이 비인격적인 감독과 부하조직몰입에 미치는 영향 연구 (A Study on the Effects of Supervisor's Characteristics on Abusive Supervision and Organizational Commitment)

  • 본 연구는 한국의 직장인들에게 익숙해지고 있는 '직장 내 괴롭힘'에 대한 근본적인 원인인 상사의 비인격적인 행동에 대한 연구이다. 이를 위해, 선행연구를 통해 상사의 특성 3가지를 개인적 상황(권위주의성향), 조직적 상황(직무불안정성), 개인 및 조직적 상황(자기방어양가성)으로 구분하였다. 그리고 비인격적 감독을 매개로 부하의 조직몰입에 미치는 영향을 분석하였다. 이를위해 국내 대기업에 근무하는 남녀 종사자를 대상으로 팀장과 팀원을 위한 설문지를 각각 구성하여 설문조사를 실시하였다. 주요연구 내용에 대한 결과는 다음과 같다. 첫째, 상사의 비인격적 감독과 관련한 선행요인 3가지(권위주의, 직무불안전성, 자기방어 양가성)가 상사의 비인격적 감독에 모두 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 상사의 비인격적 감독이 조직몰입에 미치는 영향에 관한 가설 2에서, 상사의 비인격적 감독이 부하의 조직몰입에 부(-)의 영향을 미치는 것으로 나타났다. 셋째, 비인격적 감독의 매개효과의 관한 가설 3 검증 결과 선행요인 3가지가 비인격적 감독을 부분매개하여 조직몰입에 부(-)의 영향을 미치는 것으로 나타났다.

호텔, 급식 및 외식업소 조리부서에서의 6시그마 기법이 조리품질성과, 업무몰입 및 고객충성도에 미치는 영향 (The Effect of 6 Sigma Program on Culinary Quality Performance, Work Commitment, and Customer Loyalty in the Culinary Division)

  • A recurrent theme within the literature on the 6 Sigma program is the study of its effect on organizational performance. Therefore, the aim of this study was to investigate the effect of 6 Sigma on culinary quality performance, work commitment, and customer loyalty in the culinary division of hotels and family restaurants. The samples of this study included the employees of the culinary division of hotels and family restaurants that implemented or were about to implement the 6 Sigma program. A total of 248 questionnaires were analyzed with statistical methods of factor analysis, reliability test, and regression analysis. The findings of this study showed that the 6 Sigma program affected the culinary quality performance and work commitment of culinary division employees. Also, the 6 Sigma program, culinary quality performance and work commitment affected customer loyalty. Furthermore, work commitment affected culinary quality performance. Based on these research findings, it is required that the culinary division of hotels and family restaurants should incorporate the 6 Sigma program. For this purpose, good quality data should be collected with sufficient preparation procedures, and task force team should be made. Moreover, experts in this field should be cultivated, with the training of employees in mind. It is also crucial that the current quality of product and services be measured and that all the employees of the culinary division participate in the implementation of the 6 Sigma program. The intervention and heavy participation of the top management and head of the culinary division is expected for the successful implementation of 6 Sigma program.

  • This study was conducted to investigate the effects of 6 Sigma on menu management, work commitment and quality in the culinary division of hotels and family restaurants. In addition, this study sought to identify the effects of menu management, work commitment and quality performance on customer satisfaction. Furthermore the relationship between menu management and culinary quality was evaluated here. The subjects evaluated in this study were employees of culinary division of hotels and family restaurants that implemented or were about to adopt the 6 Sigma program. A total of 385 questionnaires were analyzed using factor analysis, a reliability test, and covariance structural analysis. The results revealed that the 6 Sigma program influenced menu management, work commitment and culinary quality. Moreover, menu management, work commitment and culinary quality performance were found to impact customer satisfaction and culinary quality performance. Based on these findings, culinary divisions of hotels and family restaurants should incorporate the 6 Sigma program as soon as possible. To implement this program, faultless data for the 6 Sigma program should be collected using sufficient preparation procedures. After the data were collected, a task force team should be developed, experts should be cultivated and employees should be trained as necessary. Finally, the current level of product and services should be measured and reported to all employees in the culinary division and a challenge spirit should be brought with understanding for the reason for implementation of the 6 Sigma program. In implementing the 6 Sigma program, the leadership of the top manager and the head of the culinary division is very important.

팀제 하에서의 정치적 성과평가 (The Performance Appraisal Politics in Team-Based Work Systems)

  • 본 연구는 조직정치의 개념을 성과평가 행위의 상황적 맥락 요소로 반영한 정치적 성과평가 인식과 구성원 태도 및 팀 과업 특성과의 관계 파악을 목적으로 수행하였다. 195명의 기업 근로자를 대상으로 한 실증연구 결과 개인 편향 및 징벌적 의도에서 이루어진 정치적 성과평가 인식은 조직몰입에 부정적인 영향을, 동기부여적 의도에서의 정치적 성과평가는 조직몰입에 긍정적 영향을 미친다는 사실을 밝혔다. 또한 팀과업 특성으로서의 과업상호의존성은 정치적 성과평가 인식을 증가시킨다는 결과를 도출하였다. 추가적으로 연구결과가 시사하는 바와 향후 연구과제에 대해서도 논의하였다.

치과 의원 치과위생사의 이직의도 관련 변수들 간의 모형분석 (Model analysis among variables related to turnover intention of dental hygienists working in dental clinics)

  • Objectives: This study proposes a hypothetical model for job stress, job satisfaction, organizational commitment, and turnover intention through social exchange relations (LMX, TMX) and political skills (LPS) for dental hygienists working in dental clinics hygienists. Methods: A self-administrated questionnaire was administered from April 1 to May 12, 2020, with 171 dental clinic hygienists participating in Seoul, Busan and Gyeongnam. The data were analyzed using SPSS and AMOS statistical analysis programs. Results: First, in the hypotheses testing, a total of 7 of 18 hypotheses were supported. Second, the relatonship between leader-member exchange (LMX) or team-member exchange (TMX) and turnover intention, a full mediating effect of job stress or job satisfaction or organizational commitment on that exchange was found. However, the leader's political skills on the path to turnover intention were not statistically significant. Conclusions: It is considered that education to enhance job skills, support for leisure activities, and time to communicate opinions with each other should be provided to create an organizational culture that satisfies all members, thereby lowering the intention to turnover.
