The Duality of Organizational Status and Temporary Employment: The Impact of Evaluated Status and Categorical Status on Temporary Employment in Korean Universities (조직지위의 이원성과 비정규직 고용: 한국대학의 평가형 지위와 범주형 지위가 비정규직 고용에 미치는 영향)

  • Purpose - This paper discusses an impact of status on organization's temporary employment. Status not only offers various opportunities for organization but also places constrains on organization. In this perspective, we propose that organization's temporary employment will differ depending on the status. Design/methodology/approach - We predict that organization's evaluated status has a U-shaped relationship with temporary employment because organizational social insecurity varies by the status. Moreover, we predict that organization's categorical status has a positive effect on temporary employment since organizational legitimacy varies with the status and that the effect will be enhanced by an organizational niche. To verify these predictions, we examined a regression analysis using panel data of temporary employment in Korean universities. Findings - The results of regression analysis show that there is a U-shaped relationship between universities' evaluated status and temporary employment. This implies that the middle status university is likely to minimize temporary employment because of conformity pressures. In addition, the results show that university's categorical status has a positive effect on temporary employment and the effect is enhanced by university's market concentration. This suggests that the categorical status has a strong impact on specialist university. Research implications or Originality - This paper contributes the development of temporary employment theory by applying duality of organizational status and identifies the organizational determinants of temporary employment in Korean universities.

Analysis of Organizational Effectiveness Antecedents: Focus on Human Resource Management Practice and Moderating Effect of Firms' the Status Quo

  • Purpose - In a difficult time for a firm, it seems impossible to change circumstances by a firm. Nevertheless, the firm must do whatever it can do by however it can do. Therefore, the purpose of this study is to analyze the effect of HRM practice on organizational effectiveness with the status quo of the firm as a moderator. Based on the result of this study, the managerial implication could be suggested as a contextual response to each status quo of the firm in improving and managing organizational effectiveness by HRM practice. Research design, data, and methodology - This study measured organizational effectiveness with employee satisfaction and organizational commitment. HRM practice includes two HR management areas, HR system, and HR attitude. HR system includes education & training and additional wage welfare. HR attitude includes employee stress and empowerment. As for the status quo of the firm, this study considered three construct; firm feature, strategic feature, environment change feature. This study analyzed 397 employees of 24 company data from the 7th HCCP of KRIVET. Result - Hypothesis 1 through Hypothesis 3 were partially supported. The results of this study suggest that to increase organizational effectiveness(job satisfaction and organizational commitment), employee stress and education & training participation need to be managed. And circumstance of an organization as given the Status Quo of the firm needs to be managed differently like firm size, environment change in demand, and technology. Conclusion - This study suggests best-practice implications based on the result between HRM practice and organizational effectiveness. And also suggest differentiation in management to increase the best-fit in management.

Relationships among Nurses' Internal Marketing, Occupational Satisfaction and Organizational Commitment (병원 간호조직의 내부마케팅, 직무만족, 조직몰입 간의 관계)

  • Purpose: This study investigates nurses' organizational commitment, internal marketing, and occupational satisfaction depending on their age, martial status, clinical experience and income. Methods: The subjects of this study were 350 nurses from six hospitals in Jeolla-do. The t-tests were used to analyze the differences in internal marketing, occupational satisfaction, and organizational commitment depending on their age, marital status, career, and income. The relationships among internal marketing, occupational satisfaction, and organizational commitment were analyzed by the path analysis. Results: The results of this study showed that organizational commitment was correlated with age, clinical experiences, and income, but not significantly associated with martial status. Education and training policy, benefit system, and fairness of the internal marketing were influencing factors on occupational satisfaction. These factors were correlated with organizational commitment through occupational satisfaction. Conclusion: This study addressed the relationships among nurses' internal marketing, occupational satisfaction, and organizational commitment. Based on the results, it is suggested that hospital organizations introduce more diverse incentive policies to enhance nurses' occupational satisfaction and organizational commitment.

Effects of Hospital Nurses' Perceived Organizational Support on Job Involvement and Organizational Citizenship Behavior (병원간호사의 조직후원인식이 직무몰입과 조직시민행동에 미치는 영향)

  • Purpose: This descriptive study was done to identify effects of perceived organizational support (POS) on job involvement and organizational citizenship behavior (OCB) in hospital nurses. Methods: Data were collected from Oct. 1 to Nov. 15, 2011. Participants in this study were 324 nurses working in 6 general hospitals in S, K, and C cities. Data were analyzed using descriptive statistics, t-test, ANOVA, Scheff$\acute{e}$ test, Pearson correlation coefficients, and multiple regression. Results: POS was positively correlated with job involvement, and OCB (altruism, conscientiousness, courtesy, sportsmanship and civic virtue). Factors influencing job involvement were POS and marital status, which accounted for 15.7% of the variance, marital status influenced altruism, which accounted for 4% of the variance, POS influenced conscientiousness, which accounted for 10% of the variance, religion and marital status influenced courtesy, which accounted for 6.5% of the variance, age influenced sportsmanship, which accounted for 7.9% of the variance, and POS and clinical career influenced civic virtue, which accounted for 23.1% of the variance. Job involvement mediated on the relation between perceived organizational support and organizational citizenship behavior. Conclusion: The results of the study indicate that hospital administrators should explore ways of improve POS for better job involvement, conscientiousness, and civic virtue.

A Study on the Relationship between Transformational Leadership and Organizational Commitment in Nursing Organization : Focusing on Moderating Effect of Career Characteristics (간호사의 변혁적 리더쉽과 조직몰입간의 경력특성의 조절효과)

  • Today's health care environment is rapidly changing and nurse administrators' transformational leadership needs to practice in nursing organization to achieve organizational objectives. Transformational leadership is related to the job satisfaction, productivity, and organizational commitment. This study investigated the effect of transformational leadership and carreer characterics on nurses' organizational commitment. The sample for this study consisted of 594 nurse from 8 large Korean hospitals. The factor analysis Cronbach's alpha analysis, Pearson correlation analysis, multiple regression analysis and hierarchical multiple regression analysis were used for the statistical method. The results of this study were found that (1) charisma dimension of transformational leadership has positive influence on nurses' organizational commitment; but another two dimensions (intellectual stimulation and individualized consideration) did not showed significant effect on organizational commitment (2) nurses' career characteristic(age, marital status, education level. work duration, status) moderated the effect of transformational leadership on organizational commitment.

Effect of Image, Trust and Responsiveness of Social Welfare Organizations on Continuing Sponsorship of Private Donors: Focusing on Mediation Effect of Organizational Identification and Moderation Effect of their Financial Status (사회복지조직에 대한 이미지, 신뢰성, 반응성이 개인 기부자의 후원지속성에 미치는 영향: 조직동일시의 매개효과와 경제형편의 조절효과를 중심으로)

  • The study aims at verifying the effect of the image, trust and responsiveness to social welfare organizations on continuing the sponsorship of private donors, the mediating effect of the organizational identification and the moderating effect of their financial status. As a result of causal analysis of the variables by structural equation models, regardless of donors' financial status, social welfare organizations' image, trust and responsiveness has no direct effect on continuing the sponsorship. Among the donors in relatively good financial status, social welfare organizations' image, trust and responsiveness positively have direct effects on organizational identification, which has a direct effect on continuing the sponsorship. That is, the image, trust and responsiveness influence the continuity of the sponsorship through the full mediating effect of organizational identification. On the other hand, among relatively poor donors, only the organizations' image and trust positively influence the organizational identification, The direct and indirect effects on the continuity of the sponsorship are different according to the private donors' financial status, which means that the moderating effect of the donors' financial status is proved. The result of latent mean analysis regarding 5 main latent variables according to the private donors' financial status, shows the significant difference in the continuity of sponsorship only(Mean= .197, Cohen's D=.779). By emphasizing that Organizational identification is a critical factor in terms of enhancing the continuity of sponsorship, some practical implications are discussed based on the study's findings.

  • The purpose of this study is to investigate the formation of turnover intention of restaurant employees by considering their group cohesiveness, organizational commitment, and employment status(full-time vs part-time). Also, following Baron and Kenny's(1986) guidelines, it examined a mediating effect of organizational commitment on turnover intention. The results of an empirical analysis showed that group cohesiveness had a significant effect on organizational commitment, and organizational commitment was negatively associated with turnover intention. Also, group cohesiveness was negatively associated with turnover intention. That is, the higher the group cohesiveness and the organizational commitment, the lower the turnover intention. In addition, the results of mediation tests revealed that organizational commitment was a partial mediator in the relationship between group cohesiveness and turnover intention. Finally, employment status did not moderate the relationship between group cohesiveness and organizational commitment, organizational commitment and turnover intention, or group cohesiveness and turnover intention. Implications and suggestions for future research were discussed.

Organizational Commitment and Job characteristics of Hospital Foodservice Employees (병원급식 종사자의 조직헌신성 분석)

  • For the purpose of disclosing the relationship between job characteristics and satisfaction and organizational commitment for foodservice employees, questionnaire survey was carried out on 427 subjects of 14 general hospitals in Seoul, Korea. Questionnaire items consisted of general characteristics, organizational commitment, job satisfaction and characteristics. Data were analyzed by ANOVA, Duncan's multiple range test and Pearson correlation using SPSS PC package. The results were as follows 1. Mean score of value commitment and commitment to stay were 3.57 and 3.67. 2. There were significant differences between value commitment and age, marital status department, period and management, and between commitment to stay and experience and management. 3. Mean score of job satisfaction was the highest in co-workers(3.37) and work itself (3.37) and followed by in supervision(3.25), wage(2.43) and promotion(2.01). There were significant differences between job satisfaction for work itself and age, educational status and job department and management, between job satisfaction for wage and position, department, period and management, between job satisfaction for supervision and age, educational status and department, between job satisfaction for promotion and age, marital status, position, period, and management, between job satisfaction for co-workers and sex and educational status. 4. Mean score of job characteristics was the highest in dealing with others(4.13) and followed by in feedback(3.51), autonomy(3.29), task identify(3.07), variety(2.71) and friendship(2.47). 5. Job satisfaction for work itself, supervision and co-workers were significantly increased with increasing value commitment. Job satisfaction for work itself, supervision were significantly increased with increasing commitment to stay. Job satisfaction for promotion had negative correlation with organizational commitment in all job position. 6. Value commitment had significantly positive correlations with variety, autonomy, identity, feedback and dealing with others, and significantly negative correlation with friendship. Commitment to stay had significantly positive correlations with dealing with others, and significantly negative correlations with friendship. In all job position organizational commitment had significantly negative correlations with friendship.

Factors Affecting on Organizational Commitment of Hospital Nurses (병원근무 간호사의 직장애착도와 관련요인)

  • Purpose: This study was carried out to find out the factors affecting on organizational commitment of hospital nurses. Method: The questionnaire-based research was done with 989 hospital nurses between January and March, 2004. Results: Variables such as job satisfaction, met expectations, compensation and welfare status of hospital, work involvement, positive affectivity had significant positive direct effect on organizational commitment in order of size, however, vertical conflict and job opportunity had negative direct effect in order of size. It was found that the following variables, listed in order of size, had significant total effects on organizational commitment: job satisfaction, met expectations, vertical conflict, compensation and welfare status of hospital, positive affectivity, work involvement, job opportunity, job autonomy, work definiteness, division justice, stability of employment, expectations before entering a hospital. Conclusion: It is recommended that programs for job satisfaction promotion, met expectations promotion, adequate compensation and welfare of hospital, work definiteness and work autonomy, solving conflict, positive affectivity promotion should be implemented to increase organizational commitment of hospital nurses.

  • Purpose: The Purpose of this study was to identify the relationship between managerial characteristics of the nursing organization and organizational effectiveness. Method : The data were gathered from the self-reported questionnaires of 717 nurses who work for eight different general hospitals located around Seoul and Kyounggi province. The period of data collection was from December 12 to December 7, 2002. For data analysis, descriptive statistics, Pearson correlation coefficient, t-test, and ANOVA with SAS & SPSS Program were used. Result : 1) Managerial Characteristics of the Nursing Organization were positively related to all of the organizational effectiveness. Transactional leadership were negatively related to all of the organizational effectiveness. 2) 'Shared Value' and 'Communication' showed a significant difference except religion. 'Autonomy' showed a significant difference except religion, major field of practice. 'Job Motivation' showed a significant difference except marital status, religion. 'Transformational leadership' showed a significant difference except marital status, religion, major field of practice. 3) 'Job satisfaction' showed a significant difference except religion, major field of practice. 'Organizational commitment' and 'Organizational citizenship behavior' showed a significant difference except religion. Conclusion : From the above results, the highly perceived with managerial characteristics of the nursing organization is very implicative to enhance the organizational effectiveness.
