병원근로자의 변화지향 조직시민행동 결정요인 : 직무만족, 조직몰입의 매개효과 검증 (Determinants of Change-Oriented Organizational Citizenship Behavior of Hospital Employees : Estimating the Mediating Effects of Job Satisfaction and Organizational Commitment)

  • Purposes: This study aims to investigate the determinants of change-oriented organizational citizenship behavior(CO-OCB) of hospital employees and test the mediating effect of the job satisfaction and organizational commitment on the CO-OCB. Methods: Data were collected from the self-administered questionnaire survey for hospital employees of ten hospitals located in five regions, including Seoul. Out of 1,100 questionnaires which were distributed through the administrative routes, a total of 617 copies were returned(response rate 56.1%) and analyzed by frequency analysis, t-tests, correlation analysis, multiple regression, and path analysis using SPSS 21.0 and AMOS 21.0. Findings: The study results revealed that the explanatory power(56.4%) of the model was most significantly increased by the variables of psychological attributes(R2-change 33,5%). Also, the variables of self-efficacy, followed by hope, the organizational climate for innovation, the psychological safety climate, team-member exchange, and leader-member exchange were found to have positive total effects on CO-OCB, through the mediating variables of job satisfaction and organizational commitment. Practical Implications: The study results imply that, in order to improve the CO-OCB of hospital employees, the administrators have to take the integrated approach considering the various domains of factors including the psychological attributes, job characteristics, interpersonal relations, and organizational climate simultaneously.

병원간호사의 조직후원인식이 직무몰입과 조직시민행동에 미치는 영향 (Effects of Hospital Nurses' Perceived Organizational Support on Job Involvement and Organizational Citizenship Behavior)

  • Purpose: This descriptive study was done to identify effects of perceived organizational support (POS) on job involvement and organizational citizenship behavior (OCB) in hospital nurses. Methods: Data were collected from Oct. 1 to Nov. 15, 2011. Participants in this study were 324 nurses working in 6 general hospitals in S, K, and C cities. Data were analyzed using descriptive statistics, t-test, ANOVA, Scheff$\acute{e}$ test, Pearson correlation coefficients, and multiple regression. Results: POS was positively correlated with job involvement, and OCB (altruism, conscientiousness, courtesy, sportsmanship and civic virtue). Factors influencing job involvement were POS and marital status, which accounted for 15.7% of the variance, marital status influenced altruism, which accounted for 4% of the variance, POS influenced conscientiousness, which accounted for 10% of the variance, religion and marital status influenced courtesy, which accounted for 6.5% of the variance, age influenced sportsmanship, which accounted for 7.9% of the variance, and POS and clinical career influenced civic virtue, which accounted for 23.1% of the variance. Job involvement mediated on the relation between perceived organizational support and organizational citizenship behavior. Conclusion: The results of the study indicate that hospital administrators should explore ways of improve POS for better job involvement, conscientiousness, and civic virtue.

The Role of Transformational Leadership in Building Organizational Citizenship: The Civil Servants of Indonesia

  • For civil servants in the legal sector, the best performance that must be shown is not how they carry out activities following standard operational procedures but what is more important is how they show Organizational Citizenship Behavior (OCB) in daily activities. This study aims to examine what factors influence the formation of OCB civil servants in the legal sector in Indonesia. The study was conducted on 145 civil servant respondents who were involved in secretarial activities, each from the Judicial Commission Secretariat, the Attorney General's Office, the Ministry of Justice, the Supreme Court, the Police Headquarters, and the Constitutional Court. The research methodology used Partial Least Square (PLS) Version 3.0. The empirical findings of the research show that organizational culture has a significant influence in shaping transformational leadership that can build OCB among civil servants in Indonesia. This effect is much larger and more significant than the compensation system, which is widely believed to be the main factor in forming OCB, such as the results of previous studies. The results of this study imply that the formation of an organizational culture with values that can create high work productivity which has an impact on transformational leadership styles in building OCB.

공정성 지각과 조직몰입이 간호사의 조직시민행동에 미치는 영향 (Influence of Organizational Justice and Commitment on Organizational Citizenship Behaviors of Nurses)

  • Purpose: To investigate the influence of organizational justice and commitment on OCB(organizational citizenship behavior) of hospital nurses. Method: The subjects were 352 nurses who have been working in seven university hospitals. The data were collected by structured questionnaire from Feb. 12 to Mar. 5 of 2006. The data were analyzed by SPSS Win version 12.0, including descriptive statistics, t-test, ANOVA, Pearson correlation coefficient, and Stepwise multiple regression. Results: The mean score of OCB was 3.53, distributive justice was 2.74, procedural justice was 2.73, and organizational commitment was 3.28. The OCB had statistically significant differences according to age(F=8.39, p<.000), tenure duration(F=6.53, p<.000), position(F=7.65, p<.000), marital status(t=5.82, p<.000), and religion(t=3.78, p<.000). The OCB was positively correlated with distributive justice(r=.147, p=.006), procedural justice(r=.180, p=.001), and transactional commitment(r=.115, p=.032). The procedural justice(10.6%) and transactional commitment(14.3%) explained 24.9% of the variance for OCB. Conclusion: The findings showed that organizational justice and commitment were important factors for enhancing OCB in nursing organization. Therefore, the nurse manager must establish the strategies to improve the organizational justice and commitment perception of the nurses in order to promote the OCB.

  • As one of the organizational behaviors that contribute to the performance of a company, we introduce 'Service-oriented organizational citizenship behavior(SOCB)'. In this study, we focus on voluntary behaviors than a formal action specified in the job description. Since Organ(1986) proposed the concept -Organizational Citizenship Behavior: OCB-, the reason that many researchers have noted OCB has been discretionary. Our purpose in this study is as follows. First, it is systematically to construct the factors affecting SOCB as a dependent variable in this study. Second, it is to test the antecedent(service orientation) and the mediating variable(service commitment). Third, our study is an attempt to understand the relationship among the variables in overall dimensions.

해군장병이 인식하는 조직문화와 조직시민행동의 관계 연구: 정서적 몰입의 매개효과와 동료의 사회적 태만 조절효과 (A Study on the Relationship between Organizational Culture and Organizational Citizenship Behavior Perceived by Korean Navy Personnel: Mediating Effect of Affective Commitment and Moderating Effect of Coworker Social Loafing)

  • 본 연구에서는 해군함정에서 근무하고 있는 밀레니얼 세대 장병들이 인식하고 있는 조직문화가 조직시민행동에 미치는 영향을 실증적으로 분석하였다. 연구 결과는 첫째 조직문화(집단/위계)와 조직시민행동과의 관계는 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 조직문화(집단/위계)와 조직시민행동과의 관계에서 정서적몰입은 매개효과가 있는 것으로 나타났다. 조직문화는 조직시민행동에 직접적인 영향을, 정서적몰입을 통해 간접적인 영향을 미치는 것으로 확인하였다. 셋째, 동료의 사회적 태만은 조직문화(집단/위계)와 정서적몰입 간의 관계에서 부정적인 조절효과가 있는 것으로 나타났다. 해군장병들은 동료의 사회적 태만을 높게 인식할수록 조직문화와 정서적몰입 간에는 부정적인 조절효과가 있음을 확인하였다. 따라서 연구의 시사점과 의의로서 조직시민행동을 향상시키기 위해서는 조직환경의 변화에 적합한 균형된 조직문화의 향상과 함께 조직구성원들이 조직에 몰입할 수 있도록 주요 영향요인을 강화하고 사회적 태만에 미치는 영향요인에 대한 개선을 적극적으로 추진할 필요가 있다.

연봉제가 도입된 중소병원 일반직원의 임금만족과 조직시민행동 및 서비스 제공 수준 간의 관계 연구 (Relationship between Organizational Citizenship Behavior and Level of Service on Pay Satisfaction for Employees at Small and Medium Sized Hospitals with an Annual Salary System Introduced)

  • Objectives : The aim of this study was to identify the relationship between Organizational Citizenship Behavior (OCB) and quality of service (QoS) on pay satisfaction for employees at small-and medium-sized hospital that adopted an annual salary system. Methods : The subjects were 136 employees working at 2 Small-and Medium-sized Hospitals in Seoul and Daejeon. The data were collected from May 11 to May 22, 2015 using a structured questionnaire. For data analysis, descriptive statistics, Pearson correlation coefficient, t-test, ANOVA and Scheffe test were used with the SPSS 21 package. Results : The mean score for pay satisfaction perceived by the employees at small-and medium-sized Hospitals that adopted an annual salary system was 1.74. The mean score for OCB and QoS was 4.02 and 4.43, respectively. The pay satisfaction perceived by the employees at small-and medium-sized Hospitals that adopted an annual salary system were positively related to the OCB. Pay satisfaction was positively related to the QoS; however, it was not statistically significant. The OCB and QoS showed a significant difference in age, marital status, and education level. Conclusions : Small and Medium sized Hospitals have to develop an efficient pay management system which evaluates the CSFs and KPI of every department or staff member.

조직 내 상사의 비인격적 감독이 부하의 조직시민행동에 미치는 영향에 관한 연구 (A Study on the Abusive Supervision and its impact on Subordinates' Organizational Citizenship Behavior)

  • The purpose of this study is to determine abusive supervision and its effect on the resistance to such behavior by workers, and also to determine the moderating roles of subordinate's personalities that can strengthen or weaken the relationship between the abusive supervision and employee behaviors. Because the key factors underlying the choice of individual OCB(Organizational Citizenship Behavior) or organizational OCB have to do with subordinates' concern for the task and relational consequences of their behavior, the analysis focused on Neuroticism, the Big Five domains that represent one's orientations toward task and relational matters, respectively(Costa & McCrae, 1992). For empirical study, survey was performed for the analysis, and a total of 233 was used. The following is a summary of the verification results. First, in the relationships between the use of abusive supervision and employee's OCB, the relationship is negatively correlated to the abusive supervision. Second, moderating effects of subordinates' personalities(neuroticism) between abusive supervision and subordinates' were not verified. Finally, future research will explore the effects of situational variables that affect the extent to which supervisors engage in abusive behavior and how subordinates respond to abusive supervision.

서번트 리더십과 직무만족, 조직몰입 및 조직시민행동 간의 관계 : 병원종사자의 공공서비스신념의 조절효과를 중심으로 (A Study on the Relationship between Servant Leadership and Job Satisfaction, Organizational Commitment and Organizational Citizenship Behavior: Focused on the Moderating Effect of Hospital Employees' Belief in Public Service)

  • The purpose of this research is to study empirically the relationship between servant leadership and organizational effectiveness and more importantly the moderating effect of Hospital employees' belief in public service on such relationship. The result showed that servant leadership positively affects three organizational effectiveness including job satisfaction, organizational commitment and OCB(organizational citizenship behavior). It was also found that Veterans Hospital employees' belief in public service moderated the relationship between servant leadership and those three organizational effectiveness variables. In other words, those who have strong belief in public service showed higher job satisfaction, organizational commitment and OCB as well as higher service and responsibility mind. Finally, limitations of the study and suggestions for future studies are presented in the conclusion.

  • With the competitive pressure and the development of information and communication technology, many organizations have introduced various kinds of enterprise-wide systems like enterprise resource planning (ERP) systems as strategic tools for the purpose of improving organizational performance. Despite their promised strategic benefits, however, their implementation has suffered from a high failure rate and difficulty in realizing the anticipated benefits. Previous studies have indicated that one of the most critical failure reasons is the lack of knowledge sharing and utilization across organizations. As a consequence, many information systems (IS) researchers have paid attention to examining the effect of absorptive capacity closely associated with knowledge sharing and transferring on IS usage performance. ERP systems implementation involves changes not only in systems but also in processes and other social dimensions, which can be related to organizational citizenship behavior (OCB) requiring appropriate communications and interactions among organizational members. A lack of communications and interactions due to a lack of OCB might lead to weak absorptive capacity and thus negatively influence knowledge sharing across organizations, because OCB facilitates a successful collaboration among functional units and positively impacts individual's attitude toward radical organizational change. With this motivation, this study has two research objectives. First, it introduces and tests a theoretical model accounting for the relationships among performance of ERP system usage, absorptive capacity, and OCB. Second, it examines a mediating role of absorptive capacity between OCB and performance of EPR system usage. Theoretical and practical implications of the study ware discussed, along with its limitations.
