사회복지시설 간호사의 직무만족 및 조직몰입이 이직의도에 미치는 영향 (Effects of Job Satisfaction and Organizational Commitment on Nurse's Turnover Intention in the Social welfare Facilities)

  • Purpose: The purpose of this study was to analyze the effects of job satisfaction and organizational commitment on the nurse's turnover intention working in the social welfare facilities. Methods: The subjects of this study were 319 nurses who were working in the 238 social welfare facilities. The data were collected by self-reporting questionnaires. The data were analyzed using descriptive statistics, Pearson correlation coefficient and multiple regression. Results: It was found that the key predictor of turnover intention was organizational commitment Organizational commitment explained 41.2% of the total variance of turnover intention. In case of sub categories of job satisfaction, organizational commitment had 37.2% prediction and then payment and supervision added 6.2% prediction. Conclusion: These results suggest that the key predict factor of nurse's turnover intention working in social welfare facilities is organizational commitment. Therefore, the findings of this study can be used to develop effective strategies to decrease nurse's turnover intention.

수도권 중소규모 종합병원 간호사 이직의도 영향요인 (Factors Influencing Nurse Turnover Intention in Small and Medium Sized Hospitals in the Metropolitan Area)

  • Purpose: The purpose of this study was to investigate the factors influencing nurse turnover intention in small and medium sized hospitals in the metropolitan area. Methods: A cross-sectional survey design was used. A questionnaire was distributed to the nurses in small and medium sized hospitals. The data of 209 nurses was analyzed using t-test, ANOVA, Pearson correlation coefficient and multiple regression. Results: Organizational commitment and age were identified as factors influencing turnover intention. These factors explained 56.8% of variance of turnover intention. Conclusion: Results suggest that establishment of organizational commitment needs to be discussed and continuously developed. Further study is also necessary to identify the key mechanism in nurse turnover intention.

병원 간호사의 이직의도에 대한 고객지향성, 감정노동, 교환관계 및 관계유대의 영향 (Influences of Customer Orientation, Emotional Labor, Unit Manager-nurse Exchange and Relational Bonds on Nurses' Turnover Intension)

  • Purpose: The study was done to investigate nurses' customer orientation, emotional labor, unit manager-nurse exchange and relational bonds and to identify the factors affecting nurses' turnover intentions. Methods: A cross-sectional survey was conducted using self-report questionnaires. The participants in this study were 276 nurses in tertiary hospital located in a metropolitan city, Korea. Data were analyzed using descriptive statistics, t-test, ANOVA, Pearson correlation coefficient and stepwise multiple regression with the SPSS program 22.0. Results: The mean scores were $3.74{\pm}0.90$ (out of 5) for turnover intention, $5.31{\pm}0.87$ (out of 7) for customer orientation, $4.82{\pm}0.96$ (out of 7) for emotional labor, $3.58{\pm}0.61$ (out of 7) for relational bonds, and $3.18{\pm}0.57$ (out of 5) for unit manager-nurse exchange. Factors influencing turnover intention were 'emotional labor' (${\beta}$=.39, p<.001), 'unit manager-nurse exchange' (${\beta}$=-.22, p<.001), 'financial bonds' (${\beta}$=-.19, p<.001), 'perceived economic status' (${\beta}$=-.15 p=.003) and 'career' (${\beta}$=.14, p=.005). These factors explained 34.9% of the variance in turnover intension (F=30.46, p<.001). Conclusion: Findings indicate that to reduce nurses' turnover intention in the hospital, there is a need to improve unit manager-nurse exchange and to manage strategies lowering nurses' emotional labor.

병원 간호사의 이직의도에 대한 간호관리자의 리더십 효과: 체계적 문헌고찰 및 메타분석 (Effects of Leadership Styles of Nursing Managers on Turnover Intention of Hospital Nurses: A Systematic Review and Meta-Analysis)

  • Purpose: This study aimed to examine effect sizes of leadership styles of nursing managers on turnover intention of hospital nurses. Methods: A systematic review and meta-analysis were conducted in accordance with the PRISMA and MOOSE guidelines. Participants were nurses working in hospitals. The intervention involved nursing managers' leadership styles; the outcome assessed was nurses' turnover intention. This was an observational study design. Eleven databases were searched to obtain articles published in Korean or English. Of the 14,428 articles reviewed, 21 were included in systematic review and meta-analysis. Comprehensive Meta-Analysis and R software programs were used. Results: The total effect size r (ESr) was - 0.25 (95% confidence interval: - 0.29 to - 0.20). Effect sizes of each leadership style on turnover intention were as follows: ethical leadership (ESr = - 0.34), transformational leadership (ESr = - 0.28), authentic leadership (ESr = - 0.23), transactional leadership (ESr = - 0.21), and passive avoidant leadership (ESr = 0.13). Ethical leadership was the most effective style in decreasing turnover intention of hospital nurses. Conclusion: Positive leadership styles of nurse managers effectively decrease turnover intention of hospital nurses, and negative leadership styles of nurse managers effectively increase turnover intention of hospital nurses. The ethical leadership style is the most effective in decreasing turnover intention of hospital nurses; however, it requires careful interpretation as its effects are reported by only two studies. This study contributes to addressing the high turnover rate of hospital nurses and developing positive leadership styles of nurse managers in hospital settings.

간호사의 감정노동, 직무만족도가 이직의도에 미치는 영향 (Effects of Emotional Labor, Job Satisfaction on Turnover in Nurses)

  • Purpose: The purpose of this study was to investigate the relationship among emotional labor, Job Satisfaction, Turnover in clinical nurses. Methods: A convenience sample of 136 registered nurses was obtained from a university General hospital in a city. Data were collected by a self-administered questionnaire during December, 2017. Data were analyzed using descriptive statistics, t-test, one-way ANOVA, Pearson correlations and multiple regression with SPSS/WIN 21.0. Results: The mean score for emotional labor was $3.65{\pm}0.32$, Job Satisfaction was $2.96{\pm}0.31$, and Turnover was $3.49{\pm}0.74$. In multivariate analysis, factors related to Turnover were emotional labor of nurse, Job Satisfaction. The explained variane for Turnover was 44.2%(F=114.35, p<.001). Conclusion: The results of the study indicate that emotional labor, Job Satisfaction have an effect on turnover of Nurses. Findings from this study indicate the need to evaluate and improve the intervention program for nurses to decrease Turnover.

Influence of the Nursing Practice Environment on Job Satisfaction and Turnover Intention

  • Objectives: To examine whether the nursing practice environment at the hospital-level affects the job satisfaction and turnover intention of hospital nurses. Methods: Among the 11 731 nurses who participated in the Korea Health and Medical Workers' Union's educational program, 5654 responded to our survey. Data from 3096 nurses working in 185 general inpatient wards at 60 hospitals were analyzed using multilevel logistic regression modeling. Results: Having a standardized nursing process (odds ratio [OR], 4.21; p<0.001), adequate nurse staffing (OR, 4.21; p<0.01), and good doctor-nurse relationship (OR, 4.15; p<0.01), which are hospital-level variables based on the Korean General Inpatients Unit Nursing Work Index (KGU-NWI), were significantly related to nurses' job satisfaction. However, no hospital-level variable from the KGU-NWI was significantly related to nurses' turnover intention. Conclusions: Favorable nursing practice environments are associated with job satisfaction among nurses. In particular, having a standardized nursing process, adequate nurse staffing, and good doctor-nurse relationship were found to positively influence nurses' job satisfaction. However, the nursing practice environment was not related to nurses' turnover intention.

간호사가 지각하는 내부마케팅활동 정도가 간호사의 이직의도, 간호업무수행 및 간호업무생산성에 미치는 영향 (An Analysis of Nurse's Perception of Internal Marketing Activities Affecting on Nurse's Turnover Intention, Nursing Task Performance and Nursing Productivity)

  • Purpose: The purpose was to analyze the effects of internal marketing activity factors on nurse's turnover intention, nursing task performance and nursing productivity. Methods: The subjects were 355 nurses who were working at the 3 universities hospital over 1 year. The instruments were used of internal marketing activity factors(Lee, 2001), turnover intension(Lee, 1995), nursing task performance(Park, 1988) and nursing productivity(McNeese-Smith, 1996). Results: The mean score of internal marketing activity factors was 2.79, education and training 2.97, individualization 2.93, communication 2.87, promotion 2.76, work environment 2.63, reward system 2.62, and management vision for employee 2.61. The turnover intention was 3.12, nursing task performance 3.49, and nursing productivity 3.38. The internal marketing activity factors were negatively correlated with turnover intention(r=-0.37, p<0.0001), and positively correlated with nursing task performance(r=0.29, p<0.0001) and nursing productivity(r=0.30, p<0.0001). The key predictor of turnover intension was reward system, education and training, communication, and salary. They explained 35.0% of the total variance. In nursing task performance, communication, management vision for employee, salary and unit explained 26.0% of the total variance. In nursing productivity, communication, reward, education and training, salary, and position explained 24.0%. Conclusions: To increase nurse's nursing task performance and nursing productivity and to decrease turnover intention, it is necessary to concentrate on improving communication and reward system in the internal marketing activity factors. Through these activities, the effectiveness of internal marketing strategies will be enhanced and finally, nursing organizational outcome will be increased.

융복합 관점에서 임상간호사들의 감정노동, 직무소진, 사회적 지지, 이직의도의 관계 (Relationship among Emotional Labor, Burnout, Social Support and Turnover Intention of Nurse Practitioners in terms of Interdisciplinary Perspectives)

  • 의료기관에서의 인적자원관리의 중요성은 많은 관심이 제기되고 있다. 이와 같은 관점에서, 효과적인 인적자원관리 전략들은 의료기관을 포함한 조직성과에 중요한 영향을 미치고 있다. 이에 본 연구에서는 임상간호사를 중심으로 그들이 지각하고 있는 감정노동, 직무소진, 그리고 이직의도의 영향관계에서 사회적 지지의 매개효과를 분석하기 위하여 최소자승법에 의한 회귀분석을 실시하여, 병원경영전략을 제시하면서 의료기관 종사자들의 인적자원관리 분야의 전략을 개발하고자 하였다. 분석 결과는 다음과 같다. 첫째, 임상간호사들이 느끼는 사회적 지지는 감정노동과 직무소진의 영향관계에 매개효과를 나타냈다. 둘째, 임상간호사들이 느끼는 사회적 지지는 감정노동과 이직의도의 영향관계에서도 또한 매개효과를 보이고 있었다. 본 연구결과는 간호조직의 인사관리를 발전시키기 위하여 그들이 지각하고 있는 직무소진과 이직의도를 감소시키는 등의 심리적 요인의 중요성을 제시하고 있다. 또한 본 연구는 병원조직 운영에 경영학과 심리학의 융복학적 인사관리를 통해 효율적인 병원조직 관리방안을 모색하였다.

  • Purpose: This study was done to identify the relationship of emergency department(ED) nurse's job characteristics, organizational commitment and turnover intention. Method: This study was conducted through a survey of 171 nurses from ED in nine general hospitals of Band U cities. The data were collected by self-report questionnaires and analyzed with the SPSS WIN 17.0 program using descriptive statistics, t-test, ANOVA, Pearson correlation coefficient and stepwise multiple regression. Results: The mean score for job characteristics was 3.37. Job characteristics according to position, number days night duty, and monthly income showed significant differences. Turnover intention according to age, total career, and monthly income showed significant differences. A significant positive correlation was found between job characteristics and organizational commitment. Significant negative correlations were found between job characteristics and turnover intention, organizational commitment and turnover intention were found. The significant factors influencing turnover intention were organizational commitment, monthly income, and total career, which explained 27.6% of the variance. Conclusion: The findings indicate that nurse managers should analyze the reasons for high turnover intention, focusing on the main factors affecting turnover intention and consider solutions for decreasing turnover intention.

병원간호사의 직장 내 대면불링, 사이버불링, 자아존중감이 이직의도에 미치는 영향 (Effects of Workplace Face to Face Bullying, Cyber Bullying and Self-esteem on Turnover Intention in Hospital Nurses)

  • Purpose: The purpose of this study is to investigate relationships among workplace face to face bullying, cyber bullying, self-esteem, and turnover intention of hospital nurses, and to identify affecting factors for turnover intention through their relationships. Methods: Data were collected from 178 hospital nurses by self-reported questionnaire. The relationship among variables were analyzed with Pearson's coefficient correlation and affecting factors for turnover intention were identified by using multiple linear regression. Results: The mean score of turnover intention was $3.55{\pm}0.94$. Turnover intention was significantly different by age, marriage status, educational background, total experience as a nurse, designation, health status, bullying experience, and bullied experience. Turnover intention had positive relationships with workplace face to face bullying and hospital size, but negative relationships with self-esteem and health status. Workplace face to face bullying, health status and hospital size were identified as influencing factors in turnover intention. Conclusion: It is necessary to nursing community's efforts to decrease face to face bullying in order to lower the turnover intention of nurses. In this regard workplace bullying among nurses should be addressed using a comprehensive strategy that considers both individual and organizational factors. It is also necessary to nurse 's efforts to increase self-esteem.
