  • The purpose of this study was to verify the determinants of person-organization(P-O) fit and its effects on job satisfaction and turnover intention. As a result of empirical survey, value congruence, job choice decision and similar occupation are confirmed as factors that affect on P-O Fit. And the effect of P-O fit on job satisfaction and turnover intention was significant. This findings indicated that P-O fit model can be used for organization to improve employee performance. Some limitations of this study and strategic application of P-O fit model for employee selection and retention were also discussed.

Dual Trajectory Modeling Approach to Analyzing Latent Classes in Youth Employees' Job Satisfaction and Turnover Intention Trajectories (청년 취업자의 직무만족도와 이직의사 변화의 잠재계층에 대한 이중 변화형태 모형의 적용)

  • The purposes of the present study were (1) to identify the latent classes depending on youth employees' trajectories in job satisfaction and turnover intention and (2) to test the effects of person-job fit(major fit, education level fit, skill level fit) on job satisfaction and turnover intention using Youth Panel 2001. In order to estimate latent classes of job satisfaction and turnover intention changes simultaneously and study probabilities linking latent class membership in trajectory across the two variables, we applied dual trajectory model, an extension of semi-parametric group-based approach, Results showed that four latent classes were identified for job satisfaction, which were defined, based on the trajectory patterns, as increasing group, decreasing group, medium-level group, and high-level group. And, three latent classes estimated for turnover intention were defined as low-level group, maintaining group, and rapidly decreasing group. To test the effects of person-job fit variables, we added the variables as time-dependant variables to the unconditional latent class model. The effect of education level fit and skill level fit were found significant in the groups which are low in job satisfaction and have high in turnover intention. Findings from this study suggest the need to consider trajectory heterogeneity in the study of youth employees' job satisfaction and turnover intention to capture the dynamic dimension of overlap between the two constructs.

  • This research aims to analyze the effects of a service employee's personality on job fit and customer orientation in food service business. Based on total 164 samples obtained from an empirical research for service employees who engage in food service business, the findings of the research are as follows. First, the service employee's personality consists of extroversion, neuroticism, agreeableness, conscientiousness and intelligence. Second, the service employee's job fit is affected by agreeableness, conscientiousness and intelligence of a service employee. Third, the service employee's extroversion, agreeableness, conscientiousness and intelligence significantly affect the service employee's customer orientation. Fourth, the service employee's customer orientation is affected by job fit. Based on the findings of this research, service employee's personality affect job fit and customer orientation.

  • This study aims to verify the dual mediating effect of work meaningfulness and anxiety in the process of person-job fit influencing flourishing. For this purpose, an online survey was conducted with 320 employees working in various companies, and statistical analysis was conducted using AMOS 21, SPSS 21, and SPSS Process Macro v. 3.3. The results of this study are as follows: First, person-job fit had positive correlations with work meaningfulness and flourishing and a negative correlation with anxiety. Second, work meaningfulness and anxiety were both found to have mediating effects on the relationship between person-job fit and flourishing. Third, the dual-mediating effect of work meaningfulness and anxiety was confirmed. The practical implication of this study is that it is important to manage effectively person-job fit and work meaningfulness at workplace as the individuals' perspective toward work changes and the emotional/psychological well-being becomes even more essential. The implications and limitations of this study were discussed in the conclusion.

The Effect of Person-Job Fit on Job Satisfaction for the Employees of the Service Sector: Focused on the Mediating Effects of Perceived Organizational Support (서비스직 근로자의 개인-직무 적합성과 직무만족 관계에서 조직후원인식의 매개효과 분석)

  • This study examined the mediating effects of perceived organizational support (POS) on the relationship between the person-job fit and job satisfaction of service workers. POS is divided into socioemotional POS and instrumental POS. To achieve the research purpose, a questionnaire survey was conducted on workers in charge of service jobs in domestic companies through an on-line survey system and finally, the results of 281 respondents were analyzed to verify the hypothesized research model with an 80.3% effective recovery rate. The findings are as follows. First, the person-job fit has positive effects on job satisfaction and POS. Second, among the sub-constructs of POS, socioemotional support has mediating effects, but instrumental support has no mediating effects on the relationship between person-job fit and job satisfaction. Based on the results of this study, this study suggests theoretical and practical implications for the human resource development and management of service workers. Overall, changes in the recruitment system, which can judge the person-job fit of employees who perform emotional labor facing customers, organizational culture and personnel system for establishing socioemotional support system, and compensation and workforce development system, are needed to enhance the job satisfaction of service workers.

  • The objective of the study was to explain the effect of job fit on life satisfaction of wage workers and verify the mediating effect of job satisfaction between two variables. For the purpose, 7,202 research subjects were selected from the 23th data of the Korean Labor and Income Panel Study. Selected data was analyzed by various methods including frequency analysis, descriptive statistics analysis, and correlation analysis. Moreover, the mediating effect was verified by applying SPSS Macro Model Number 4 analysis and bootstrapping method. The major findings are as follows. First, job fit of wage workers was shown to enhance their life satisfaction. Second, work satisfaction of wage workers was revealed to play a complete mediating role in the relationship between job fit and life satisfaction of wage workers. On the basis of the results, the various practical programs to increase life satisfaction of wage workers were discussed.

A Study on the Effect of Job Embeddedness on Organizational Citizenship Behavior and Job Performance (직무 임베디드니스가 조직시민행동과 직무성과에 미치는 영향에 관한 연구)

  • This paper aims to examine the main factors of the job embeddedness on organizational citizenship behavior and job performance. To accomplish these purposes, the main factors of the job embeddedness such as fit, linkage, and sacrifice were found from the previous studies. The questionaries of 250 were distributed to the employees working at the Gumi Industrial Complex. The questionaries of 220 were obtained and 204 were analyzed through frequencies, correlation and multiple regression. The results of this study are as follows; First, we conducted exploratory factor analysis for three constructs (fit, linkage, and sacrifice) using oblique rotation method that did not assume independence among the factors and main factors of job embeddedness were grouped together by three factors. Second, it is shown that three main factors of job embeddedness have a positive influence on the organizational citizenship behavior and job performance (p<0.05). This study, however, have limitations of number of sample and survey area. The future study should consider these limitations in improving model applicability in practice.

  • The purpose of this study is to investigate the effects of person-organization fit and person-job fit on occupational commitment, organizational commitment and turnover intentions among cooks in the foodservice industry. Data were collected by a total of 210 cooks at restaurants in the Seoul and Kyunggi area. The analysis of AMOS was used to test the causal model. The results indicate that the person-organization fit was positively related to occupational commitment and organizational commitment. The person-job fit was also found to correlate positively with occupational commitment and organizational commitment. Occupational commitment was positively related to turnover intentions while organizational commitment was negatively related to turnover intentions. Implications of the results and limitations of the study were discussed.

  • To improve management performance, medical institutions have great attentions to selecting the good employee. Through job placement, recruited employee performing a given task, previous studies have lack of research, how job environment affects the individual perception of job ability and individual performance. Therefore, targeting at the health care professional employees who work in the hospital, 134 questionnaire data collected, this study performed an empirical study on the relationship between person-job fit, self-efficacy and individual performance. Specifically, mediating effect of self-efficacy between person-job fit and individual performance was verified. The results indicate that first, person-job fit appeared to affect significantly to the sub-factor of self-efficacy (self-adjustment, confidence, goal-difficulty). Second, among the self-efficacy sub-factor, self-adjustment, confidence appeared to influence to the individual performance. Third, self-adjustment was fully mediated between person-job fit and individual performance and confidence was partially mediated between person-job fit and individual performance. These findings have the theoretical implications that self-efficacy studies are expanded to environmental factors and practical implications and study's limitations are discussed in terms of hospital organization's human resource management.
