Supported and Unleashed - The Impact of Work Environment on the Creative Performance of Knowledge Workers: An Empirical Study in Saudi Arabia

  • Organizations pursue innovation to improve performance and gain competitive advantage, and knowledge workers represent an integral part of creating knowledge and helping organizations in their innovation efforts. The current paper seeks to examine the impact of the work environment on knowledge workers' creativity. Building on The Investment Theory of Creativity, The Componential Theory of Creativity, the Job Demand-Resource model, and the Resource Based View, we develop and test a model suggesting a relationship between work environment-social support, sufficient resources, organizational freedom, and organizational regulations-and the quantity and quality of the creative performance of knowledge workers. Using a sample of 167 engineers in Saudi Arabia, an emerging but wealthy country with huge innovation inspirations, the results of our Ordinary Least Squares (OLS) regression analysis indicate that all four elements of the work environment included in our study positively impact the quantity and quality of knowledge workers' creative performance. Our paper provides important contributions to the literature on the work environment, creativity, and knowledge management, with an emphasis on creativity in developing countries. Our study highlights the importance of creating a supportive and encouraging work environment for knowledge workers to foster their creativity. The study offers several theoretical and managerial implications, along with suggestions for future research.

  • In the present context of systemic global crisis, this paper focuses on a sustainable society. Throughout the World there are vast members of the unemployes. A secure job lasting a lifetime has become more and more rare. Nowadays majority of jobs are part-time or temporary. $Andr{\acute{e}}$ Gorz found a solution in a policy of the progessive reduction in labor time. This is the potential which automated production opens up for a culture society. Nevertheless, Gorz's proposal is based on utopion ideals. This paper focuses on a dynamic force for a culture society, especially art, learning and the third sector. Adrienne Goehler underlines that a culture in the broad sense of the word produces economical and social productivity. In this connection Goehler give attention to 'Cultrual Creatives' and the Creative Class. Cultural creatives are comprised of people who have participated in the process of creating a new culture with enlightened creativity. The Creative Class is a class of workers whose job is to create economic growth through innovation. Creativity is important for a sustainable society. Gore and Rifkin both come close to the ecological thinking. Gore claims that ecosystem of nature have a self-organizing capacity. In this context tried to prove this article that ecosystem is closely connected with a creative environment.

내적·외적 미덕적 행위가 업무성과에 미치는 영향 - 질적 연구를 통한 연구모형 개발을 중심으로 - (The Influence of Internal And External Virtuous Behaviors on Job Performance: Focusing on the creating research model for the virtuous behaviors through qualitative research)

  • 본 연구의 목적은 독립변수로 사용된 조직 내 구성원들이 주는 미덕적 행위, 조직 내 구성원들이 받는 미덕적 행위, 조직 외 사회구성원들에게 주는 미덕적 행위, 조직 외 사회구성원들로부터 받는 미덕적 행위의 핵심범주를 질적 연구방법론을 통해 도출한 후 이들이 업무성과에 미치는 영향관계에 대한 연구모형을 설계하는 것이다. 즉, 개방코딩, 축 코딩, 선택코딩을 통해서 도출 된 핵심범주로서 조직 내 구성원들이 서로 주고받는 미덕적 행위와 조직 외 사회 구성원들과 주고받는 미덕적 행위들이 조직 동일시, 긍정적 업무관련 정체성, 정서적 몰입, 감정고갈, 집단적 자긍심의 변수들을 통해 업무성과와 어떠한 인과관계가 있는지를 질적 연구를 통해 밝혀내는 것이다. 본 연구 방법은 국내 5개 소방서를 대상으로 50명의 소방대원들을 인터뷰한 후 이들에 대한 개방코딩과 축 코딩, 선택코딩을 실시하였다. 인터뷰 자료를 근거로 개방코딩, 축 코딩, 선택코딩 후 10개의 핵심범주를 도출해 낼 수가 있었다. 질적 연구 결과 최종적으로 10개의 핵심범주, 즉 조직 내 구성원들이 주는 미덕적 행위, 조직 내 구성원들이 받는 미덕적 행위, 조직 동일시, 긍정적 업무관련 정체성, 정서적 몰입, 감정 고갈, 집단적 자긍심이 인과적 영향관계를 맺으며 업무성과에 영향을 미친다는 것을 밝혀냈다. 이러한 질적 연구 방법론에 기반 하여 최종적으로 조직 내 구성원들이 서로 주고받는 미덕적 행위와 조직 외 사회 구성원들과 주고받는 미덕적 행위들의 핵심범주를 도출해 내게 되었고, 이를 바탕으로 연구모형을 설계하였다. 따라서 본 연구의 의의는 소방대원들이 조직 내 구성원들과 주고받는 미덕적 행위와 조직 외 사회구성원들과 주고받는 미덕적 행위에 대한 핵심범주들이 질적 연구방법론을 통해 도출되어 최종적으로 이들이 업무성과에 영향을 미치게 되는 연구모형을 설계하였다는데 의의가 있을 것이다.

  • 본 연구는 교사효능감이 보육교사의 행복감에 미치는 영향과 교사-유아 상호작용의 매개효과 및 직무스트레스의 조절효과를 검증하는 것을 목적으로 한다. 이를 위하여 한국아동패널 7차년도 데이터를 활용하여 만 5세 유아 348명과 해당 유아의 담임교사인 보육교사 348명을 분석 대상으로 하였다. 연구방법은 위계적 회귀분석을 통해 연구모형을 검증했다. 매개효과는 Sobel test를 활용하여 검증하였다. 분석결과 첫째 보육교사의 교수효능감이 행복감에 정적인 영향을 미쳤으며, 둘째 교수효능감이 행복감에 미치는 영향에 있어서 교사-유아의 상호작용이 부분매개효과가 있는 것으로 나타났다. 셋째 교수효능감이 보육교사의 행복감에 미치는 영향에 있어 직무스트레스의 조절효과가 나타났다. 이를 토대로 하여 보육교사의 행복감을 높이기 위해 실천적 방안을 모색하고자 한다.

미디어 융합 환경 하에서 창의적인 콘텐츠 생산그룹의 구성에 관한 연구 (Constructing Content Producing Group with Creativity under Media Convergence Environments)

  • This paper aims to propose a framework of content creating group with creativity under new convergence environments. The framework is built based on content concept hierarchy(deep/surface) relating with the creativity of group members. The diversity of group members(potential creativity) decrease and change into creative abilities in one unified view at each content concept hierarchy in time. To do this, three methods of building a creative group(interaction-base, direction-base, hybrid) are proposed. Cooperating processes and operators are designed to promote creative abilities in the content producing group. These cooperations are considering new media convergence industry's job road map(IPTV) and fundamental content attributes(semantic, narrative, discourse). In the framework, creative content is produced with the help of member's cultural openness, media richness and synchronicity, hierachical adaptability on dissimilarity. Deep level creativity of cognitive semiotics on moving image content is composed of psychological, transformational, situational creating abilities in the structure of group members. Designing analogy, metaphor, symbol operators help members to traverse deep structure of content concept hierarchy. Our framework has strong points to relate fundamental content deep structure with structure of content producing group and to induce creativity on cognitive structure of human being.

Relationships among Organizational Commitment, Job Satisfaction, and Learning Organization Culture in One Korean Private Organization

  • The purpose of this study was to identify the relationships among organizational commitment, job satisfaction, and learning organization culture. This study was conducted in five sub-organizations of one Korean conglomerate company. One thousand employees were randomly and proportionately selected, with 669 useable cases obtained, for a response rate of 67%. The organizational commitment instrument used from the "affective, continuance, and normative commitment" scale (ACNCS) of Allen and Meyer (1990). The "Dimensions of Learning Organization Questionnaire" of Watkins and Marsick (1997) was used to measure learning organization culture. The short form MSQ (Minnesota Satisfaction Questionnaire), developed by Weiss, Dawis, England, and Lofquist (1967), was the third instrument used. Descriptive statistics, correlational statistics, and inferential statistics (ANOVA and t-tests) were used. Organizational commitment (except for continuance) is moderately and positively related to job satisfaction and moderately and positively related to learning organization culture. In addition, learning organization culture is weakly to moderately and positively related to job satisfaction. No differences by age were found. Four-year college graduates are more likely to have higher creating continuous learning opportunities in learning organization culture than graduate school degree holders. Males are likely to have higher affective and continuance organizational commitment than females. Employees working in R&D, Engineering, and Manufacturing (REM) are likely to have higher continuance organizational commitment than do other types of jobs. Employees are more likely to have higher learning organization culture and job satisfaction than assistant managers. Assistant managers have higher continuance organizational commitment than managers. Managers generally have higher organizational commitment, learning organization culture, job satisfaction than assistant managers. They also have higher learning organization culture than employees. Employees who had worked for less than four years in their current job and organization have higher promoting inquiry and dialogue in learning organization culture than those who have worked for ten years or more. Employees in the insurance organization have higher affective organizational commitment, learning organization culture, and job satisfaction than those of the other organizations. Finally, employees of the electronic company have higher continuance organizational commitment in learning organization culture than those of other companies. In summary, this research enables CEOs and HRD and HRM practitioners to view organizational commitment, learning organization culture, and job satisfaction as important variables in exploring diverse ranges of topics related to the workplace. And then, they can diversely apply their management, interventions and practices to fit these diverse characteristics.

병원간호사의 조직냉소주의 영향요인 및 조직효과성에 대한 매개효과 검증 (The Determinants of Organizational Cynicism of Hospital Nurses and Its Mediating Effect on the Organizational Effectiveness)

  • 본 연구는 병원에서 간호사의 조직 냉소주의에 대한 영향요인을 조사하고 효과적인 조직 관리 및 조직의 효율성에 기여하는 요인을 알아보기 위해 수행되었다. 연구에 사용된 데이터는 2005년 일개 병원에 근무하는 간호사 전체 320명을 대상으로 자료를 수입하여 분석에 부적합한 설문지를 제외하고 최종 295개 설문지를 SPSS WIN 21.0 버전을 활용하여 분석 하였다. 연구결과, 리더십, 과업 상호 의존성, 직무 스트레스, 긍정적 및 부정적인 정서는 병원 간호사의 조직 냉소주의에 통계적으로 유의한 영향을 미치는 것으로 나타났다. 또한, 조직 냉소주의는 직무 만족과 조직몰입에 유의한 매개 효과가 있었고, 조직의 분위기는 직무 만족과 조직 몰입에 유의한 간접 효과를 보여 주었다. 결론적으로 병원경영진과 간호관리자는 조직 냉소주의를 감소시키기 위해서 즐거운 조직 분위기 조성, 적절한 지원, 공정한 보상 및 우호적인 조직 문화 조성, 원활한 의사소통과 피드백, 직원들간의 신뢰, 정보공유, 부서 내 및 부서간의 협력과 같은 전략을 수용할 필요가 있다.

기업의 근로 환경이 직무 열의에 미치는 영향 분석 연구 (A study on the effect of corporate working environment on job enthusiasm)

  • 본 연구는 기업의 근로 환경이 직무 열의에 미치는 영향 분석 연구로서 통계청 자료 중 2020년~2021년에 시행되었던 6차 근로환경조사 내용을 바탕으로 데이터 중 일부 440개 자료를 분석에 활용하였다. 분석 결과를 요약하면 다음과 같다. 첫째, 근무 환경이 직무 열의에 미치는 업무만족은 β값 .307로 통계적으로 유의한 영향을 미쳤다. 둘째, 일반적 특성에 따른 직무열의는 고용형태와 소득수준에서 통계적으로 유의한 차이가 있는 것으로 분석되었다. 유의확률은 각 .028, .012로 나타났으며, 고용형태에서 임시근로자와 일용근로자가 집단 간에 유의한 차이를 보였으며, 소득수준은 200만원 미만과 300만원 미만이 직무열의에 유의한 차이가 있는 것으로 분석되었다. 셋째, 성별과 근로환경만족 간에는 유의한 관련성이 없는 것으로 나타났으나 만족한다에서는 남자 148명, 여자 181명으로 총 329명의 응답자 중 만족한다에서 남자가 45%, 여자가 55% 비율로 남자 보다 여자가 조금 더 많은 것을 알 수 있었다. 본 연구는 근무자들이 만족할 수 있는 근로환경 조성으로 조직구성원이 능력을 발휘할 수 있도록 기회와 자원제공이 필요한 것으로 사료되며 근로환경을 바탕으로 직무 열의에 미치는 요인의 차이를 밝히는 데 필요한 기초자료 제공에 의미가 있다.

Trends and Issues of e-Learning Curriculum for Human Resources Development in the Corporate Context

  • The purpose of this study was to analyze majors trends and issues of e-Learning curriculum for human resource development in the corporate context. The e-Learning curriculum was chosen as the subject of research consists of 2,710 lectures that were given from 2007 to July 2009 for the recent three years by providing at Ministry of Labor and Korea Research Institute for Vocational Education & Training. In order to investigate trends and issues, it was employed theme analysis which is one of the types of document analysis that approach a qualitative research methodology. As a result of this research, 7 major trends and issues in e-Learning curriculum for HRD in the field of corporate education were drawn; ① Strengthening expertise through learning of job related professional knowledge, ② Cultivation of common & essential knowledge for a job to increase work performance efficiency ③ Organizational management strategy for improving performance, ④ Organizational management and operational strategy for actively responding to environmental changes, ⑤ Leadership as a strategy for cultivating core personnel and field-centered practical leadership. ⑥ Creating a happy workplace through the work-life balance, ⑦ Strengthening global communication skill. Based on these analysis, practicals and theoretical implications of e-Learning professionals and HR researchers for HRD were suggested.

The Meaningful Association Between Employee Workplace Stress and the Type of Organizational Culture

  • Purpose: The present study investigates if the type of organizational culture influences the level of job-related stress. This study is significant because creating the need to explore the concept to become more informed on the best practices to promote and foster a positive culture that prioritizes workers, it could result in a healthier workforce, improved organizational performance, and success. Research design, data and methodology: Examining previous studies by other researchers was the primary research tool for this study. The organized approach of gathering data and assessing related work was vital in developing a fundamental basis for advancing knowledge on this concept while enhancing theory development and drawing more informed conclusion. Results: These four types, including the clan, adhocracy, hierarchical, and market cultures, contribute significantly in revealing four associations between the two variables, including (i) supportive culture and reduced stress, (ii) high pressure and increased stress, (iii)autonomous culture and variable stress levels, and (iv) open culture and low-stress levels. Conclusions: The literature affirms a multifaceted link between employee workplace stress and organizational culture type. The findings show that these cultures are crucial in influencing the level of stress among employees. All four types were hypothesized to have a significant relationship with job stress.
