Relations Among Motivation to Lead, Leadership Behavior, and Performance (리더십 발휘동기, 리더십 행위 그리고 성과간의 관계에 관한 탐색적 연구)

  • The current study is an attempt, in two separate surveys, to explore the role of motivation to lead, which has rarely been introduced into academic leadership research in Korea. For the survey and statistical analysis, the population is defined as the employees working in Korea. The motivation to lead is considered important in practices since without it any leadership development interventions show less possibility to succeed. The motivation to lead was defined in terms of three dimensions as in affective motivation, socio-normative motivation, and non-calculative motivation(Chen & Drasgow, 2001). The study then empirically explored the potential relationships between the three dimensions and leadership styles. Specifically, such leadership styles as transformational leadership, transactional leadership, and self-sacrificial leadership behavior have been correlated to motivation to lead. In addition, using regression analysis, the explanatory power of the motivation to lead on various dependent variables were investigated. As a result, the three dimensions of motivation to lead, that is, affective, socio-normative, and non-calculative motivations each were found to have strong correlations with transformational, transactional, and self-sacrificial leadership, as well as with other criterion-related variables such as organizational commitment and trust. Limitations of the current study, along with future research directions were also discussed.

The Effect of Informational Diversity-Sensitive Orientation on Employee Attitudes : The Moderating Effects of Supervisory Communication & Co-Worker Communication (정보다양성 수용 정도가 종업원 태도에 미치는 영향 : 상사소통 및 동료소통의 조절효과)

  • The purpose of this study is to investigate the effects of informational diversity-sensitive orientation on employee attitudes, focusing on the moderating effects of communication. Recently, diversity within organizations has intensified and the importance of diversity management within organizations is increasing. Diversity studies have focused on the variance of objective diversity characteristics, and have provided mixed results. In order to overcome limitations in the research, this study focuses on members' perception of diversity. To this end, the variable of informational diversity-sensitive orientation(IDSO) was used. Sample data is derived from 301 surveys of employees in firms located in South Korea. Results show that informational diversity-sensitive orientation(IDSO) had a positive effect on job satisfaction and organizational commitment. Regarding the moderating effect of communication, a positive moderating effect was exhibited only in co-worker communication, and differential influence derived from communication type. Based on the analysis results, we discuss research implications and directions for future research.

The Effects of Leader's Ethical Leadership on Organization Citizenship Behaviors in the Public Libraries (공공도서관 상급자의 윤리적 리더십이 조직시민행동에 미치는 영향)

  • This study aimed to make an empirical investigation into the effects of supervisor's ethical leadership in a public library on its members' organization citizenship behaviors. While a number of studies on the associations between ethical leadership and organization citizenship behavior were carried out in other areas, such studies have been very few in the area of library. In this context, this study hypothesized and verified the relationship between ethical leadership and organization citizenship behaviors in the area of library. As a result of empirical analysis, it was found that ethical leadership has positive (+) effects on conscientiousness, courtesy, and sportsmanship among the components of organization citizenship behaviors. This demonstrates the importance of ethical leadership, and suggests the necessity for further extensive studies that investigate the effects of ethical leadership on members' organizational commitment and job satisfaction, through the input of diverse variables.

Factors Associated with Employee Satisfaction on Training & Education Programs in General Hospitals (병원조직 구성원의 교육훈련 만족도 결정요인)

  • The purpose of this study was to suggest a better education programs for general hospitals. To do so, we conduct an empirical analysis of factors associated with employee satisfaction on training and education programs in general hospitals. The subjects were 490 respondents from 4 general hospitals, and the major findings of the study were as follows: First, employee satisfaction on training and education programs were shown statistically significant difference according to their demographic characteristics. Second, hospital employees whose organizational commitment and job performance was better expressed had more satisfaction with the education and training they received. Finally, it was found that self-efficacy had a moderation effect on between expectations for education and satisfaction with education and training. The study finally discusses practical implications for developing effective education program.

A Systematic Review on Role Conflicts of Medical Service Workers (의료서비스종사자의 역할갈등에 관한 체계적 문헌고찰)

  • This study systematically collected and analyzed the results of previous studies on the role conflict of medical service workers. The data were collected according to the systematic review guidelines of PRISMA (Preferred Reporting Items for Systematic Reviews and Meta-analysis). Among the collected documents, 33 were used for the final analysis. The documents using the tools of Kim Mun-sil and Park Sang-yeon were 14,, 12 articles using Rizzio et al's tool, and 3 articles using Eun-hee Lee et al. Qualitative research methods were used in five of the 33 references. As a result of literature analysis, the higher the conflict of roles, the lower the job satisfaction, the employee 's intention, and organizational commitment. The higher the role conflict, the more burnout, job stress, and turnover intention increased. In this study, there are limitations in analyzing the relationship between role conflict and various variables. Based on the results of this study, it is expected that the research on the countermeasures and mediation strategies of the role conflict of medical service workers will be actively conducted.

  • Purpose: The purpose of this study was to identify the major trends of research in the Journal of Korean Nursing Administration from 2007 to 2009. Method: Research designs, participants, research domains, and key words were analyzed from the Journal of Korean Nursing Administration. Results: Job satisfaction, organizational commitment, job stress, turnover intention, nursing performance, self-efficiency, leadership, empowerment, nursing informatics, and quality control were the major key words commonly listed in the journal articles. Of the research in the Nursing Administration Journal, quantitative methods were used in 94.5% of the research studies and qualitative methods in only 5.5%. The major participants in the research were nurses, nurse managers, and patients. Statistical methods like ANOVA, correlation, t-test, regression, chi-square test, LISREL were the dominant method of analysis used in the research. The primary domains in the journal articles were directing, organizing, control, planning, and informatics. Conclusion: Through this study, the trend of research in nursing administration can be identified. We recommend that collaboration, nurse work environment, evidence-based practice, scheduling, coaching, patient falls and safety, and positive culture should be included as topics for the future research.

A Journey to Action Research in a Clinical Nursing Context (임상간호현장에서의 실행연구 여정)

  • Purpose: The purpose of this study was to examine the effectiveness of Action Research (AR) approach in nursing. Methods: Participants were 64 perioperative nurses recruited from C hospital in Gwangju, Korea. The nurses were engaged in the project through 2 cycles of planning, acting, observing, and reflecting. A mixed-methods design was used to examine changes in participants and their knowledge management practice. Quantitative data were analyzed using SPSS 20.0 program and qualitative reflection data underwent content analysis. Results: During the project, participants developed standardized pre-operative checklists and opened an Internet Cafe to better manage their perioperative nursing information. At the end of the project, there was a significant increase in nurses' knowledge management (p=.015) and the rate of surgical material prescription errors decreased from 8.0% to 2.9%. Core AR project team members' teamwork skills and organizational commitment increased significantly (p=.040, p=.301, respectively). The main themes that emerged from the qualitative data were learning how to solve problems in practice, facilitating team activities through motivation, barriers of large participation, and rewarded efforts and inflated expectations. Conclusion: The AR project contributed to empowering participants to solve local problems. AR is a useful methodology to promote changes in practices and research participants.

An Empirical Study on Influential Factors of the Development and Implementation in Firm Security Management (기업 보안관리 강화의지 및 실행에 영향을 미치는 요인에 관한 연구)

  • This study investigates proper solution available for flexibly management pointing out reality a lack of understanding and interest for executing security management while importance of firm security management gets bigger. Accordingly, this study suggests 4 exogenous variables such as organizational commitment, experience of security risks, perceived benefits, partner interdependence as factors of having influence upon development and implementation in security management. It suggests IT volatility as moderating variable, which will intensify between development and implementation. The research model was tested by using Structural Equation Modeling, via Amos 19.0 analysis on a sample collected from 209 firms. As a result, the remaining variables except partner interdependence showed statistically positive influence. The implications of the findings suggest a new theoretical framework of the security management and offers important solutions for the practical application guidelines.

The prospects and strategy for the implementation of the annual salary system in Korean hospitals (병원 연봉제에 관한 경영자 인식조사 및 도입기본전략)

  • This study was conducted to investigate the prospects and issues for the implementation of the annual salary system in Korean hospitals. Data were collected from the top management of 669 hospitals in Korea through the self-administerd questionnaires. Of the 175 respondents, 171 questionnaires were used as final data and analyzed using $X^2$ test. The results of the study are as follows. 1) It is found that 49.7% of the study hospitals are operating the annual salary system. 2) Among the hospitals which are not operating the annual salary system, 49.2% have the plan to implement the system and 44.5% have not decided yet whether they introduce the system or not. 3) The proportion of the hospitals which have the plan to implement the annual salary system within 5 years is 96.8%. 4) The proportion of the hospitals which will begin the system only with full-time physicians and middle level managers is 36.2%, while that of the hopsitals which will apply the system to all employees is 30.5%. 5) Hospital Administrators seems to prefer to 10-20% salary gap for the introduction period among the employees with same salary. 6) Most of the respondents are willing to accept the payment system based on the performance. 7) The major issues which should be dealt with before the implementation of the annual salary system are the establishment of the objectivity of performance evaluation criteria, the improvement of teamwork, and the maintenance of organizational commitment. 8) The desirable criteria for employee evaluation are found to be the mixture of the ability, job position, tenure, and the job difficulty.

  • Recently, due to construction of the recession quantity of unsold houses is increasing and construction company is experiencing financial difficulties. As a result, construction is being ousted, or workout. Accordingly, construction may be devising a method for oneself like salary cuts, layoffs as part of the rationalization of management. But in this way may be increasing employees's perception about job insecurity and payment unsatisfaction. This has the potential to do employees turnover. Turnover has be known that it brings both positive and negative results to the organization. But if new employees leaves early, the positive aspect of the organization will be less likely. In order to solve these problems, new employees turnover intention will be necessary for the thorough management. The purpose of this study is to identity how the perception of job insecurity, payment satisfaction, organizational commitment, excessive workload, competitiveness for employment and job suitability affect new employees turnover intention. As the degrees of impacts of variables affecting turnover intention of new employees might be different between small to medium and large construction companies, this research also compares the differences between these two groups and suggest measures for reducing turnover intention.
