A Study on the Effect of Organizational Justice on Organizational Commitment: The Mediation Effect of Flourish and Moderated Mediation Effect of Authentic Leadership (조직공정성 인식이 조직몰입에 미치는 영향: 플로리시의 매개효과와 오센틱리더십의 조절된 매개효과)

  • This study aims to verify the mediation effect of flourish and the moderated mediation effect of authentic leadership in the effect of the perception of organizational justice of private university employee on organizational commitment, thereby providing practical implications to HRD officials. The results of the study are as follows. First, organizational justice had a positive effect on organizational commitment. Second, flourish positively mediated the relationship between organizational justice and organizational commitment. Third, authentic leadership played a moderated mediating role that strengthened the effect of organizational justice on organizational commitment via flourish. The higher the level of organizational members' perception of their superiors' authentic leadership, the greater the effect of organizational justice on flourish, which provided implications that the development of authentic leadership can be a factor that enhances employee's organizational commitment.

Emotional Regulation's influence on Authentic Leadership and Change Oriented Organizational Citizenship Behavior (감성활용이 오센틱리더십과 변화적 조직시민행동에 미치는 영향)

  • Emotional Intelligence is the ability to recognize, facilitate, understand and control and utilize one's and other's emotions and has been researched extensively in last 20 years. Of the four domains of emotional intelligence, Emotional Regulation, the ability for one to manage and modify one's emotional reactions in order to achieve goal-directed outcomes, with its influence on authentic leadership and change oriented organizational citizenship behavior was researched by surveying 300 nurses at large metropolitan hospitals in B city in South Korea. Previous research demonstrated in relationship based and long term oriented cultures, such as Korea, Japan and Chinese cultures, ability to regulate emotions is critical component in successful social dynamics yet research the topic is minimal in Korea. Authentic leadership is a leader displaying sincerity and authentic behavior and through such, trust is gained in followers and collaboration is formed. Change oriented organizational citizenship behavior is a proactive behavior where the individual performs behaviors not included in his job functions voluntarily. The results indicate the three out of four sub domains of authentic leadership influenced positively to change oriented organizational citizenship behavior with the exception of balanced information processing. Moreover, Emotional Regulation partially mediated between authentic leadership and change oriented organizational citizenship behavior. Such results validated previous studies that indicated authentic leadership as possible antecedents of individual proactive behaviors and by examining authentic leadership and change oriented organizational citizenship behavior with emotional regulation as a mediator proved possibility as another potential antecedent of change oriented organizational citizenship behavior in hospital setting.

The Effect of Nurse's Emotional Labor on Turnover Intention: Mediation Effect of Burnout and Moderated Mediation Effect of Authentic Leadership (간호사의 감정노동이 이직의도에 미치는 영향: 소진의 매개효과와 오센틱 리더십의 조절된 매개효과)

  • Purpose: To investigate the effect of nurses' emotional labor on their turnover intention that was mediated by burnout and to examine the moderated mediation effect of authentic leadership. Methods: A total of 227 nurses working at two general hospitals in Seoul were recruited from March 21 to May 6 in 2016. Emotional labor including surface acting and deep acting; burnout factors such as emotional exhaustion and personal accomplishment; and turnover intention were assessed. The data were analyzed using SPSS 22.0 and SPSS PROCESS macro. Results: Surface acting significantly increased emotional exhaustion and reduced personal accomplishment. Deep acting significantly increased personal accomplishment. Emotional exhaustion significantly increased turnover intention. Conversely, personal accomplishment significantly reduced turnover intention. Surface acting had an indirect effect on turnover intention that was mediated by emotional exhaustion. Deep acting had an indirect effect on turnover intention that was mediated by personal accomplishment. Authentic leadership had a moderated mediation effect on the relationship between surface acting and turnover intention that was mediated by emotional exhaustion. Conclusion: The findings of this study indicate that the establishment of strong authentic leadership by head nurses would help nurses reduce their burnout and turnover intention. Conducting intervention studies would be also important to promote better work environments that would enable nurses to fortify the positive aspect of emotional labor and to reduce their burnout levels.
