Compensation, Perceived Equity, and Performance: Review of the Theoretical Literature (보상, 지각된 공정성, 성과에 대한 이론적 논의)

  • The main purpose of this study is the comprehensive review of the compensation system that affects the employee's job satisfaction and turnover intention. This study is mainly designed to review previous studies of the impact of compensation system, and suggest meaningful implications in relation to firm's performance. It is clarified that compensation is positively related to firm's performance, and the perceived equity mediates the relationship between compensation and performance. It is suggested that an empirical research should be done based on the formulated propositions of this research.

A Study on Employee Reward in Construction Companies Using Activity-Based Costing (활동기준원가계산을 이용한 건설기업의 직원 보상에 관한 연구)

  • For construction companies to become competitive innovative, cost management as well as process improvement are required. Activity-based costing (ABC), which uses cost information to support long-term decision-making, is a tool that enhances a company's competitiveness. In this study, we compare and analyze tradition-based costing (TBC) and ABC to confirm the adequacy of performance-based costing. In addition, we will empirically examine the relationship between the impact of the reward system using ABC on employee satisfaction and involvement. In research results, the influence of the reward system on employee involvement appeared in the order of intrinsic reward (𝛽 = 0.338) and extrinsic reward (𝛽 = 0.308). In addition, the reward system showed positive (+) effects on employee satisfaction, with influence appearing in the order of intrinsic reward (𝛽 = 0.360) and extrinsic reward (𝛽 = 0.337). And employee satisfaction (𝛽 = 0.225) had a positive effect on involvement. We were able to confirm that it is necessary to build a reward system consisting of intrinsic and extrinsic rewards to increase employee satisfaction and involvement.

The Effects of Relational Intentionality and Self-presentation Tendency on Word-of-mouth Activities (관계의 유대지향성 및 자기표현성향이 구전활동에 미치는 영향)

  • The decision to actively reveal oneself as a consumer on social media depends on whether the focus is more on positive rewards than negative threats associated with self-presentation, that is, who the other party is in that relationship. The audience of self-presentation could also be divided into expressive and instrumental ties: work partners can be classified as an audience of instrumental ties, whereas school friends can be regarded as an audience of expressive ties. This study accordingly predicted that people would focus more on prevention of negative threats than positive reward, exhibiting defensive self-presentation in relationships with strong instrumental ties because the fallout from negative threats due to failed self-presentation have a more detrimental effect than a positive reward from successful self-presentation. The empirical findings thereby indicated that as the proportion of coworkers increased among Facebook friends, the mediation effect through defensive self-presentation increased, whereas such effect through acquisitive self-presentation decreased.

The Mechanism behind Authentic Leadership's Effect on Coopetition: Focusing on Positive Psychological Capital as a Mediator and Performance-based Rewards as a Mediating Moderator (진성 리더십이 경쟁적 협력에 미치는 영향: 긍정심리자본의 매개효과와 성과보상연계성의 매개된 조절효과를 중심으로)

  • This study verified the effectiveness of authentic leadership in promoting coopetition with the mediation of positive psychological capital and identified how this mediating effect of positive psychological capital is moderated by performance-based rewards Our findings showed that positive psychological capital played the role of mediator (indirect effect) between authentic leadership and coopetition. Also, performance-based rewards had negative conditional direct effect on the relationship between authentic leadership and coopetition as well as a positive mediated moderation (conditional indirect effect) when the relationship is mediated by positive psychological capital. This research presents a novel empirical study on the mechanism involved in the promotion of coopetition among organization members, especially concerning the antecendents involved at the individual level.

Effect of Compensation Types on Workers' Organizational Commitment: A Case of Chinese Companies (보상시스템의 유형이 조직몰입에 미치는 영향: 중국 기업구성원을 대상으로)

  • The purpose of this study is to investigate the effects of extrinsic and intrinsic compensation on organizational commitment. It is also analyzed whether the compensation selection may play a moderating role between the types of compensation and organizational commitment. A total of 295 questionnaires from 12 Chinese companies are used for data analysis. The empirical results show that the types of compensation have a positive effect on organizational commitment. It is found a moderating effect of compensation selection only between extrinsic compensation and organizational commitment. The results reveal that more focus on external compensation and adopting a flexible benefit plan are necessary to improve organizational commitment.

The Relationship Between Managerial System and Knowledge Management, and the Moderating Effects of Decentralization and Formalization in Small Business (중소기업의 관리시스템과 지식경영의 관계 및 분권화와 공식화의 조절효과)

  • The purpose of this study is to review the relationship between managerial system(CEO support, pay system, education & training) and knowledge management, and the moderating effect of decentralization and formalization in small business. In order to verify and achieve the purposes mentioned above, questionnaire data are gathered and analysed from 227 subjects in Kangwon-do province. Multiple regression and multiple hierarchical regression analysis were applied to test the proposed hypotheses: 1) the relationship between managerial system and knowledge acquisition, 2) the relationship between managerial system and knowledge transfer, 3) the moderating effects of decentralization on the relationship between managerial system and knowledge management, 4) the moderating effects of formalization on the relationship between managerial system and knowledge management. Empirical survey's findings are as follows; First, knowledge acquisition and transfer appeared to be positively related with CEO support and education & training. Second, education & training was verified to be more positively related with knowledge transfer in higher decentralization group than in lower group. Third, CEO support and education & training were more positively with knowledge acquisition in lower formalization group than in higher group. Fourth, pay system were more positively with knowledge transfer in lower formalization group than in higher group.

Factor Analysis of Participation Motivation, Recognition and Reward Affecting the Continuance Will of University Student Volunteers (대학생의 자원봉사활동 지속의지에 미치는 참여 동기 및 인정·보상 요인 분석)

  • The main objective of this study is to investigate the factor of participation motivation, recognition and reward affecting the continuance will of university student volunteers. For the research, participation motivation was consisted of egoistic motives and altruistic motives. Recognition and reward(R&R) were consisted of psychosocial R&R, educational cultural R&R, and economic R&R. The results of this study were summarized as follows: Frequency analysis and descriptive statistics showed that participation motivation was mixed, psychosocial R&R was higher than economic R&R. By using a multiple regression, egoistic motives and altruistic motives had a positive effect on the volunteers' continuance will, and psychosocial R&R and economic R&R had a positive effect on the volunteers' continuance will. This study finally discussed theoretical and practical implications for university student's volunteer strategies on the results.

  • The purpose of this research is to verify that how Emotional Labor of surface acting and deep acting influences on work engagement and job burnout, effect on turnover intention, and customer orientation. It studies the effect of reward on manager at support centers for startup. The results of the study are that the surface acting do not influence on work engagement and job burnout and the deep acting has positive influence on work engagement and negative influence on job burnout. The work engagement has negative effect on turnover intention and affirmative effect on customer orientation. The reward can control work engagement and customer orientation of practicians at support centers for startup. This study decribes academic and practical meanings based on these results.

Mediating Effects of Perceived Justice between Compensation Communication and Job Satisfaction (지각된 공정성의 보상의사소통과 직무만족에 대한 매개효과 검증)

  • The purpose of this study is to investigate whether there is a statistical relationship between compensation communication and job satisfaction. The empirical study indicates that there is a positive relationship between compensation communication and organizational justice. The results suggest that employees' fairness perception is enhanced when information about compensation is relevant, accurate, and timely. Furthermore, the statistical results proved that a significant positive relationship exists between organizational justice and job satisfaction. The findings of this study reveal that when employees understand how their compensation is determined and allocated, they feel more fairly treated. The research enhances past studies by utilizing the most widely accepted measure of job satisfaction dimensions, as well as all measures of organizational justice.
