잡크래프팅과 혁신행동이 조직헌신에 미치는 영향에 관한 연구 -지식공유의 조절효과를 중심으로 (A Study on the Effects of Job Crafting and Innovation Behavior on Organizational Commitment -Focusing on the moderating effect of knowledge sharing-)

  • 본 연구는 잡크래프팅이 혁신행동을 통해 조직헌신에 미치는 영향에 대해 검증하고, 잡크래프팅과 혁신행동을 촉진하는 요인으로 구성원의 지식공유를 설정하여 조절효과를 분석하였다. 또한 잡크래프팅이 혁신행동을 통하여 구성원의 조직헌신에 이르는 간접효과가 지식공유의 수준에 따라 다를 것으로 예상하고 조절된 매개효과를 분석하였다. 분석을 위해 전국의 스타트업 및 중소기업, 공공기관, 대기업 종사자 등 463명을 대상으로 설문조사를 진행하였고, SPSS 18.0과 SPSS Process Macro 분석을 통해 가설을 검증하였다. 분석결과 첫째. 잡크래프팅이 구성원의 혁신행동에 긍정적인 영향을 미치며, 둘째, 지식공유 수준이 높을수록 구성원의 혁신행동에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 혁신행동은 구성원의 조직헌신에 긍정적인 영향을 미치며, 넷째, 잡크래프팅과 조직헌신 간의 관계에서 혁신행동의 매개효과가 나타났다. 마지막으로 잡프래프팅이 혁신행동을 통해 조직헌신에 영향을 미치는 간접효과에 대한 지식공유의 조절된 매개효과는 유의미하지 않은 것으로 나타났다. 이러한 가설검증 결과를 토대로 본 연구의 이론 및 실무적 시사점을 제시하였다.

  • 최근 한국은 직장의 폐업과 정리해고, 경영부진 등 비자발적으로 일자리를 잃은 실업자는 21년 10월 78.8만명으로 지난 8월보다 4.4만명 증가되었다(통계청, 2021a). 직장인의 퇴직 평균연령도 49.7세로 직장인 의지와 관계없이 조기 은퇴가 불가피한 상황이다. 한편 직장 근로자 10명중 8명은 창업할 의지가 있는 것으로 나타나 이제는 직장인의 창업은 선택이 아닌 필수로 인식하고 있다. 본 연구의 목적은 직장인의 기업가적 지향성과 지속학습, 보상만족, 고용가능성이 창업의지와 어떠한 상관관계를 가지고 있는가를 조사하고 혁신행동이 그 사이를 매개하는지를 살펴보았다. 연구결과를 요약하면, 첫째, 기업가정신의 혁신성과 위험감수성이 직장인의 창업의지에 정(+)의 효과를 미치는 것을 확인하였다. 직장에서 끊임없는 도전과 혁신적 사고는 창업의지를 높이는데 중요한 변수임을 확인하였다. 둘째, 보상만족, 지속학습, 고용가능성도 창업의지에 정(+)의 효과를 미치는 것으로 확인되었다. 이는 급변하는 기업환경으로 인해 직장의 고용불안정성이 증가됨에 따라 현재 조직에서 생존을 위해 노력할 것인지, 지속가능한 경제활동을 위해 창업을 준비할 것인지를 고려할 때 보상만족이 높아도 더 낳은 보상을 위해 창업할 의향이 있다는 것으로 판단된다. 또한 지속학습을 통한 실무역량과 전문성 확보와 조직에서 원하는 경력을 갖춘 고용가능성은 창업의지를 높이는데 중요한 변수임도 확인하였다. 셋째, 기업가적 지향성, 보상만족, 지속학습, 고용가능성과 창업의지 간의 관계에서 혁신행동이 매개하고 있음이 확인되었다.

창업기업의 조직 공정성의 개념과 효과성에 관한 연구 (The Concept of Organizational Justice and Consequences in Newly Founded Corporations)

  • 근래 들어 기업 간의 경쟁과 환경변화의 격화로 인하여 구성원들의 자발적 참여와 긍정적 태도의 중요성이 점차 커지고 있다. 따라서 구성원들에게 기본적 업무영역을 넘어서 보다 적극적으로 조직혁신, 유연성제고, 생산성제고 및 환경변화에 대한 적응력을 요구하고 있다. 이러한 역할 영역외적인 행위로서 대표적으로 조직시민행동을 들 수 있다. 그리고 고객지향적 경영을 추구하면서 대 고객에 대한 서비스가중시되면서 서비스품질의 유지 및 제고도 중시되고 있다. 또한 극심한 경쟁 상황에서 구성원들의 담당업무에 관한 혁신적 태도와 행동은 기업 간 차별화와 내외부 고객의 만족도를 높이는 중요한 요인이 되고 있다. 어떤 국가나 사회가 질서를 유지하고 건전하게 존속 발전하려면 구성원들 대다수가 수긍할 수 있는 사회적 기준이 존재하여야 하며, 또 그러한 기준이 지켜질 때 우리는 그 사회가 정의롭고 공정성이 유지된다고 말할 수 있다. 이와 같은 논리는 작은 단위의 조직에서도 마찬가지이다. 기업조직의 경우 구성원들의 승진과 보수에 대한 공정한 기준이 제시되어 있고, 또한 그러한 기준이 편파적이지 않고 공정하게 적용되지 않을 때 구성원들은 조직목표 달성에 보다 적극적이며, 조직의 발전과 성장에 대하여 적극적인 태도를 견지하게 될 것이다. 이처럼 정의와 공정성의 문제는 조직과 사회를 유지하는데 매우 중요한 문제이다. 이에 본 연구에서는 내부 구성원들의 공정성인지도가 기업 경쟁력 제고에 중요한 요인인 조직 시민행동, 서비스품질 및 혁신행동 간의 관계에 대하여 문헌적으로 정리하고자 한다. 이러한 연구를 바탕으로 추후 실증적 분석의 토대를 마련하고자 한다.

Deviant Citizenship Behavior: A Comprehensive Framework towards Behavioral Excellence in Organizations

  • Purpose - While studying the topic of seeking behavioral excellence (proactive and creative competence) in organization, scholars have presented a variety of literature sprinkled with countless theories on behavioral competence. Research design, data, and methodology - Foremost among the several theories on this topic are two distinct sets of behavioral theories: OCB (Organizational Citizenship Behavior) and Constructive Deviance. Both of these theories attempt to posit their usefulness in positive organizational outcomes (such as organizational effectiveness, quality, performance, and innovations). Results - However, their proposed constructs are opposing and studies are conducted in isolation, thereby creating a significant literature gap and omitting the possibility of being inclusive of the best that both OCB and constructive deviance have to offer. Conclusions - The article bridges the gap by critically examining OCB and constructive deviance and including a consideration of other empirical studies in an attempt to be comprehensive while, at the same time, seeking to find an effective behavioral construct that is both appropriate and conducive for positive organizational outcomes in the context of the current business environment.

Seismic behavior of frames with innovative energy dissipation systems (FUSEIS 1-1)

  • After strong earthquakes conventional frames used worldwide in multi - story steel buildings (e.g. moment resisting frames) are not well positioned according to reparability. Two innovative systems for seismic resistant steel frames incorporated with dissipative fuses were developed within the European Research Program "FUSEIS" (Vayas et al. 2013). The first, FUSEIS1, resembles a vertical Vierendeel beam and is composed of two closely spaced strong columns rigidly connected to multiple beams. In the second system, FUSEIS2, a discontinuity is introduced in the composite beams of a moment resisting frame and the dissipative devices are steel plates connecting the two parts. The FUSEIS system is able to dissipate energy by means of inelastic deformations in the fuses and combines ductility and architectural transparency with stiffness. In case of strong earthquakes damage concentrates only in the fuses which behave as self-centering systems able to return the structure to its initial undeformed shape. Repair work after such an event is limited only to replacing the fuses. Experimental and numerical investigations were performed to study the response of the fuses system. Code relevant design rules for the seismic design of frames with dissipative FUSEIS and practical recommendations on the selection of the appropriate fuses as a function of the most important parameters and member verifications have been formulated and are included in a Design Guide. This article presents the design and performance of building frames with FUSEIS 1-1 based on models calibrated on the experimental results.

Organizational Member Attitudes According to Workplace Type of Dental Hygienist

  • Background: This study aimed to investigate whether there is a difference in organizational member attitudes by workplace environment and workplace types in dental hygienists working at dental health centers. Methods: A face-to-face survey or online survey was administered to dental hygienists working at dental health centers, and a total of 95 subjects were included. The survey includes 13 items to ask factors affecting employee's job satisfaction. Also, some questions were included to assess perception of organizational member attitude: five about organizational citizenship behavior, two about innovative behavior, and four about organizational commitment. Results: Dental hygienists working at dental clinics were more satisfied with their incomes and numbers of working days, while those from dental university hospitals and general hospitals were more satisfied with education support. In addition, hygienists working at dental hospitals were more satisfied with job autonomy, individual work capability, safe working environment, personal relation, potential for personal development, and positive labor-management relations, compared to those working at general and university hospitals (p<0.05). Among the items about perception of organizational member attitudes, the scores of items about organizational citizenship behaviors were higher, whereas the scores of items about innovative behaviors were relatively lower. Individuals working at dental hospitals than those working at general and university hospitals, chiefs and team and department leaders than team members, and those with increased satisfaction with current workplace had more positive perception of organizational member attitudes. Conclusion: For dental hygienists to have positive attitudes as organizational members, working environment should be improved, and executives of dental healthcare centers should pay attention to improving job satisfaction of organizational members. Moreover, since dental hygienists need to improve their perception of innovative behaviors and citizenship behaviors to strengthen specialty of dental hygienists in a changing dental healthcare, relevant training should be addressed in refresher courses or school programs.

호텔기업의 자기희생적 리더십, 직장영성, 상사호감 및 혁신행동의 구조적 관계 연구 (A Study on the Structural Relationships between Self-Sacrificial Leadership, Employees' Workplace Spirituality, Supervisor Likeability and Innovation Behavior of Hotel Enterprise)

  • This study began with the expectation that work spirituality according to self - sacrificing leadership of a company recognized by hotel employees could positively affect superior liking and innovation behavior. The results of this study can be summarized as follows; the exercise of authority and the self - sacrifice in reward distribution are very important in the social exchange relationship. And the experience of joy and meaning, which is a behavior that meets the values, showed that it fulfilled the sense of accomplishment that the employees realized as a value, and it increased the satisfaction of pursuing the value of the boss and participating in and contributing to the world. Moreover, the hotel employees were likely to favor the bosses when they gave up or refrained from their authority or delegated to their subordinates, or when their bosses delayed or gave up rewards that had to be distributed to them. Also, self-sacrifice on the supervisor's job assignment is considered as an essential part of inducing the innovative behavior of the subordinates, regarded as desirable behavior or qualities.

RC deep beams with unconventional geometries: Experimental and numerical analyses

  • This work presents numerical and experimental analyses of the behavior of reinforced-concrete deep beams with unconventional geometries. The main goal here is to experimentally and numerically study these geometries to find possible new behaviors due to the material nonlinearity of reinforced concrete with complex geometries. Usually, unconventional geometries result from innovative designs; in general, studies of reinforced concrete structures are performed only on conventional members such as beams, columns, and labs. To achieve the goal, four reinforced-concrete deep beams with geometries not addressed in the literature were tested. The models were numerically analyzed with the Adaptive Micro Truss Model (AMTM), which is the proposed method, to address new geometries. This work also studied the main parameters of the constitutive model of concrete based on a statistical analysis of the finite element (FE) results. To estimate the ultimate loads, FE simulations were performed using the Monte Carlo method. Based on the obtained ultimate loads, a probabilistic distribution was created, and the final ultimate loads were computed.

The present space truss frame can move or stop through tunnels for maintenance constructions by automatic facilities and workmanship within standardized limited building lines of tunnel. Most of all, this method overcomes problematic, which is to block cars during construction periods, seriously, of typical methods like as using truck and scaffolds for tunnel maintenance. According to evaluated appropriate design results of space truss frames of numerical examples by using a commercial MIDAS GEN program, it is verified that design parameters such as layered size, cross-sectional size, and steel material of the present space truss frame are determined to depend on characteristics such as lanes or shape of road tunnels.
