Role Clarity and Organizational Commitment in Food Manufacturing and Distribution Firms: The Mediating Role of Creativity (식품 제조 및 유통 기업의 역할명확성이 조직몰입에 미치는 영향: 창의성의 매개효과)

  • Purpose - Although ensuring that all the organizational members know their roles exactly is an important part of managerial work, few studies address the role clarity in food manufacturing and distribution firms. Role clarity refers to the extent to which individuals clearly understand the tasks, duties, responsibilities, and expectations of their work roles (Hinkin & Schriesheim, 2008). The purpose of this study is to examine the effect of the role clarity on organizational commitment and the mediating role of creativity in the role clarity-organizational commitment relationship. Research design, data, and methodology - Data were collected from 297 employees in food manufacturing and distribution firms of Korea by self-evaluations questionnaires. The unit of the analysis for testing is an individual. We proposed four hypotheses: (1) is about the relationship between role clarity and organizational commitment, (2) is about the relationship between role clarity and creativity, (3) is about the relationship between creativity and organizational commitment, and (4) is about the mediating role of creativity. We conducted the hierarchical regression analysis for testing the main and mediating effects. Results - The results of the study indicated that the role clarity was positively associated with organizational commitment and creativity. Results also indicated that the creativity was positively associated with organizational commitment. Especially, the impact of the role clarity on organizational commitment was mediated by creativity. Conclusions - An important contribution of this study is extending prior theory on the relationship between role clarity and organizational commitment by shedding new light on assumptions regarding the mediating effect of creativity. The results demonstrate that the role clarity has an indirect effect as well as a direct effects on organizational commitment. Our research suggests important implications for organizations that pursue to stimulate their employees' creativity, emphasizing the importance of the role clarity. This study has several potential limitations. Maybe the most serious limitation is its cross-sectional study design. Another limitation is the use of employees' self-reports to measure the variables. In the future, researchers should employ a longitudinal study design and use diverse sources of data.

Organizational commitment and organizational creativity: The moderating effect of training motivation (정서적 몰입과 조직 창의성의 관계: 학습동기의 조절효과)

  • For sustainable management under uncertainty, organizations should explore factors influencing organizational creativity. This research examined affective commitment as the factor expected to increase organizational creativity. Clarifying the relationship between affective commitment and organizational creativity, we consider training motivation as a moderator. The participants in this empirical study were 472 employees and 64 firms' CEO to confirm hypotheses that training motivation make strengthen the positive relationship between affective commitment and organizational creativity. Results showed that organizational creativity was associated with affective commitment. Moreover, there was a moderating effect of training motivation on the relationship between organizational commitment and organizational creativity. This study attempted to avoid common method bias by using different sources such as CEO's response and employees' response. The implications for future research are discussed, including exploring the mechanism of organizational creativity and practice.

Determinants of Organizational Creativity at Nursing Care Units of University Hospitals in Korea (대학병원 간호부서의 조직창의성 결정요인)

  • This study was aimed at examining the determinants of organizational creativity at nursing care units of university hospitals. Using some items of the Creative Nursing Practice Index(CNPI), the Nursing Work Index-Revised(NWI-R), and the Work Preference Inventory(WPI), an empirical study was conducted with a sample of 543 nurses at 49 nursing care units in two university hospitals in Korea. Data collected from the individual respondents were aggregated and transformed into the secondary data at organizational level. The data were analyzed, using Pearson correlation and hierarchical multiple regression method. The results of the study showed that organizational creativity has positive relationships to task motivation, including enjoyment and challenge to work, and work environment supporting nurses' autonomy and collaboration. Task motivation of the units and autonomous work environment explained 16.3% and 7.9% respectively in the variance of the organizational creativity. Organizational creativity was found to be significantly influenced by challenge and autonomous environment. This result implies that nursing managers should make an efforts to enhance the organizational creativity of nursing units by motivating their staff to challenge to a novel way of doing at work and making the work environment more autonomous.

  • This study deals with the relationship between entrepreneurship of corporate member and creativity at the organizational level by empirically analyzing the relationship between entrepreneurship, organizational learning orientation, individual creativity, and group creativity. In particular, the relationship between entrepreneurship and creativity focuses on analyzing the mediating effects of organizational learning orientation. Based on the literature research, the research model and hypothesis were established by explaining the relationship between entrepreneurship, individual and group creativity, and organizational learning orientation. 308 copies of the questionnaire were distributed and collected for manufacturing workers in Gyeongbuk, and empirical analysis was conducted through structural equations. As a result, it was confirmed that entrepreneurship has an influence on organizational learning orientation without directly affecting individual and group creativity. In addition, the effects of entrepreneurship on organizational learning orientation and organizational learning orientation on individual and group creativity were examined. These findings can provide Directions for organizational management from the cultural perspective by identifying the effects of entrepreneurship and organizational learning orientation at the organizational level.

Exploring Influence of Network Structure, Organizational Learning Culture, and Knowledge Management Participation on Individual Creativity and Performance: Comparison of SI Proposal Team and R&D Team (네트워크 구조와 조직학습문화, 지식경영참여가 개인창의성 및 성과에 미치는 영향에 관한 실증분석: SI제안팀과 R&D팀의 비교연구)

  • Recently, firms are operating a number of teams to accomplish organizational performance. Especially, ad hoc teams like proposal preparation team are quite different from permanent teams like R&D team in the sense of how the team forms network structure and deals with organizational learning culture and knowledge management participation efforts. Moreover, depending on the team characteristics, individual creativity will differ from each other, which will lead to organizational performance eventually. Previous studies in the field of creativity are lacking in this issue. So main objectives of this study are organized as follows. First, the issue of how to improve individual creativity and organizational performance will be analyzed empirically. This issue will be performed depending on team characteristics such as ad hoc team and permanent team. Antecedents adopted for this research objective are cultural and knowledge factors such as organizational learning culture, and knowledge management participation. Second, the network structure such as degree centrality, and structural hole is used to analyze its influence on individual creativity and organizational performance. SI (System Integration) companies are facing severely tough requirements from clients to submit very creative proposals. Also, R&D teams are widely accepted as relatively creative teams because their responsibilities are focused on suggesting innovative techniques to make their companies remain competitive in the market. SI teams are usually ad hoc, while R&D teams are permanent on an average. By taking advantage of these characteristics of the two kinds of teams, we will prove the validity of the proposed research questions. To obtain the survey data, we accessed 7 SI teams (74 members), and 6 R&D teams (63 members), collecting 137 valid questionnaires. PLS technique was applied to analyze the survey data. Results are as follows. First, in case of SI teams, organizational learning culture affects individual creativity significantly. Meanwhile, knowledge management participation has a significant influence on Individual creativity for the permanent teams. Second, degree centrality Influences individual creativity significantly in case of SI teams. This is comparable with the fact that structural hole has a significant impact on individual creativity for the R&D teams. Practical implications can be summarized as follows: First, network structure of ad hoc team should be designed differently from one of permanent team. Ad hoc team is supposed to show a high creativity in a rather short period, implying that network density among team members should be improved, and those members with high degree centrality should be encouraged to show their Individual creativity and take a leading role by allowing them to get heavily engaged in knowledge sharing and diffusion. In contrast, permanent team should be designed to take advantage of structural hole instead of focusing on network density. Since structural hole can be utilized very effectively in the permanent team, strong arbitrators' merits in the permanent team will increase and therefore helps increase both network efficiency and effectiveness too. In this way, individual creativity in the permanent team is likely to lead to organizational creativity in a seamless way. Second, way of Increasing individual creativity should be sought from the perspective of organizational culture and knowledge management. Organization is supposed to provide a cultural atmosphere in which Innovative idea suggestions and active discussion among team members are encouraged. In this way, trust builds up among team members, facilitating the formation of organizational learning culture. Third, in the ad hoc team, organizational looming culture should be built such a way that individual creativity can grow up fast in a rather short period. Since time is tight, reasonable compensation policy, leader's Initiatives, and learning culture formation should be done In a short period so that mutual trust is built among members quickly, and necessary knowledge and information can be learnt rapidly. Fourth, in the permanent team, it should be kept in mind that the degree of participation in knowledge management determines level of Individual creativity. Therefore, the team ought to facilitate knowledge circulation process such as knowledge creation, storage, sharing, utilization, and learning among team members, which will lead to team performance. In this way, firms must control knowledge networks in permanent team and ad hoc team in a way mentioned above so that individual creativity as well as team performance can be maximized.

Transformational Leadership and Consequences: The Role of Organizational Identification

  • Purpose - The purpose of this research is to test the impact of transformational leadership on subordinates' performance (job performance and creativity) in Chinese companies. In addition, it intends to verify the mediating effect of subordinates' organizational identification on the relationship between transformational leadership and employee performance. Research design, data, and methodology - To this end, a survey was conducted on the members of Chinese companies. Out of 400 returned responses to the final questionnaire, 349 were used for analysis after excluding invalid responses. Data were analyzed using SPSS 24 and AMOS 24. Result - The analysis results are as follows. First, transformational leadership has a direct effect on subordinates' job performance and creativity. Second, transformational leadership was found to increase subordinates' organizational identification. Third, the mediating effect of organizational identification was verified in the relationship between transformational leadership and performance (job performance and creativity). Conclusion -This study analyzed the effect of the transformational leadership on subordinate's job performance and creativity amid the deepening of China's market economy policies after economic opening. The study expands the related studies.

Effect of Authentic Leadership on Organizational Engagement, Job Satisfaction, Creativity, and Job Performance in Franchising Hotels (진정성 리더십이 종업원의 조직열의, 직무만족, 창의성, 그리고 직무성과에 미치는 영향: 프랜차이즈 호텔을 중심으로)

  • Purpose - In hotel business, how to build the relationship between leader and employees is very important, because it affects on the customer satisfaction. Thus, this research examines the effect of authentic leadership on job performance in the context of hotel industry and identifies mediating roles of organizational engagement, job satisfaction, and creativity in the relationship between authentic leadership and job performance. This study suggests the guidelines for how hotel companies should improve employee productivity and build a desirable organizational culture by presenting employee attitudes and behavioral models that explain the relationship between leaders and employees. Research design, data, and methodology - This study examines the structural relationship between authentic leadership, organizational engagement, job satisfaction, creativity, and job performance from the employee's perspective. Authentic leadership divide into four sub-dimensions such as self-awareness, balanced process of informations, internalized moral perspective, and relational transparency. In order to test the purposes of this study, research model and hypotheses were developed. All constructs were measured with multiple items developed and tested in the previous studies. The data were collected from 114 franchise hotel employees and were analyzed using SPSS 21.0 and Smart PLS 3.0. program. Result - The results of this study are as follows. First, authentic leadership have significant impacts on organizational engagement and creativity, but does not have impact on job satisfaction directly. Second, organizational engagement have significant impacts on job satisfaction and job performance, but does not have impact on creativity directly. Third, job satisfaction has significant impact on creativity, but does not have impact on job performance. Fourth, creativity has significant impact on job performance. Conclusions - The findings of this study indicate that hotel leaders should properly implement the authentic leadership and consider how to build a corporate culture to improve an organizational and employee productivity through authentic leadership. Due to the nature of the hotel industry, which relies heavily on human resources, hotel companies must manage their employees with authenticity in order to increase organizational engagement, job satisfaction, and creativity that affect hotel and employee productivity. If hotel employees perceive their leader's authentic leadership, they show more organizational engagement that increases creativity and leads to job performance. Finally, hotel employees can propose creative ideas only if they will be satisfied with their jobs. Therefore, the leader should develop non-monetary or monetary reward system for the employees and, make an efforts to foster creativity of the employees.

The Impact of Emotional Leadership on Employees' Creativity: The Mediation Effect of Organizational Trust and Intrinsic Motivation (감성리더십이 조직원 창의성에 미치는 영향: 조직신뢰와 내재적동기의 매개효과)

  • The purpose of this study is to analyze the mediation effect of organizational trust and intrinsic motivation in the relationship between emotional leadership and creativity, suggesting the importance of organizational creativity. Therefore, this study conducted a survey for employees who are working at Korean ICT firms, analyzed the relationship with 241 valid samples, and verified hypotheses using PLS-SEM. The results are as follows. First, emotional leadership had a positive effect on organizational trust. Second, organizational trust had a positive effect on the intrinsic motivation of employees. Third, intrinsic motivation had a positive impact on employees' creativity. Fourth, the organizational trust did not have a positive effect on the creativity of employees. By verifying the mediation effects of organizational trust and intrinsic motivation, this study analyzed the relationship between emotional leadership and creativity, expanding the existing studies of the leadership.

The Effect of Proactive Personality on Creativity : Direct Effect, and Moderating Effect of Organizational Identification and Competitive Climate (주도적 성격이 창의성에 미치는 효과 : 주효과 및 조직동일시와 경쟁적 분위기의 조절효과)

  • Under highly uncertain environment, the importance of creativity has been emphasized to maintain firm's competitive advantage. To identify the antecedents in boosting creativity at the individual level, this study analyzed the direct effect of proactive personality on creativity. In addition, this paper also proposed and tested the moderating effects of organizational identification and competitive climate on the relationship between proactive personality and creativity. Empirical results using 127 R&D researchers at three major R&D institutes of large-firm in Korea revealed that proactive personality significantly enhanced the creativity. Moreover, organizational identification and competitive climate have positively strengthened the effect of proactive personality on creativity. Finally, implications, limitations, and direction of future studies were discussed.

The Relationships among Transformational Leadership, Trust in Organization, Leader's Emotional Intelligence, Members' creativity in ICT Sector (ICT기업에서 변혁적 리더십, 조직신뢰, 리더의 감성지능 및 창의성의 관계)

  • This paper investigates the relationships among transformational leadership, organizational trust, and creativity in ICT(information & communication technology) company. Also the study investigates the moderator effect of leader's emotional intelligence and the mediator effect of organizational trust in the relationships between transformational leadership and creativity. The multiple regression analysis was employed to test the hypotheses. Using survey data collected from 241 R&D department and support personnel in ICT company. The main finding of this study was as follows: First, a transformational leadership had a positive effect on employee creativity. Second, organizational trust had a positive impact on employee creativity. Third, transformational leadership had a positive effect on organizational trust. Fourth, organizational trust turned out not to mediate the relationship between transformational leadership and employee creativity. Fifth, the positive relationships between transformational leadership and employee creativity were stronger when leader's emotional intelligence was high rather than low. In particular, this review concludes with implications for future research, limitations of this study, and practical application.
