치과위생사의 조직 내 갈등수준과 직무만족도간의 관련성 (The Correlation between Conflict Level within the Organization and Job Satisfaction of the Dental Hygienist)

  • 치과의료기관에 종사하는 치과위생사들의 조직 내 갈등수준과 직무만족도를 알아보고 갈등수준과 직무만족도의 관련성을 파악하고자 일부 지역 소재의 치과의료기관 중 치과위생사 5인 이상 근무하는 치과병(의)원 8곳을 임의로 선정하여 치과위생사 249명을 대상으로 하여 2011년 3월 2일부터 3월 31일까지 설문조사한 결과는 다음과 같다. 치과위생사의 갈등수준은 2.53으로 중간 정도이며 무시 불쾌가 2.60으로 가장 높았으며 불신 2.59, 간섭 협조 2.52, 비협조 2.50, 정보제공기피 2.47, 의견마찰 2.42 순이었고 직무만족도 점수는 전체 3.13으로 중간 정도이며 동료관계가 3.57로 가장 높았으며 상사만족 3.27, 업무만족 3.27, 승진만족 2.90, 보수만족 2.51 순이었다. 치과위생사의 일반적 특성에 따른 갈등수준에서 연령 및 총경력과 월소득이 높을수록 갈등수준이 유의하게 높았다(p<0.01). 직무만족도는 총경력과 월소득이 높을수록 직무 만족도는 유의하게 높았다(p<0.01). 치과위생사의 갈등수준과 직무만족도의 관련성은 갈등수준이 낮을수록 직무만족도가 유의하게 높았고 갈등수준은 직무만족도 5가지 하위 영역 중 동료관계와 가장 높은 부(-)의 상관관계를 나타냈으며 승진, 상사, 업무 순이었다(p<0.01). 전체 직무만족도에 영향을 주는 요인을 알아보기 위하여 회귀분석 결과 일반적 특성 중 월소득과 갈등수준 6가지 하위 영역 중 의견마찰, 무시 불쾌가 유의한 변수로서 월소득, 의견마찰, 무시 불쾌 순으로 월소득은 높을수록, 의견 마찰과 무시 불쾌는 낮을수록 유의하게 높게 영향을 주었으며 설명력은 24%이다(p<0.01). 이상의 결과를 종합해 볼 때 갈등수준이 낮을수록 직무만족도는 유의하게 높았으며 직무만족도에 영향을 주는 요인으로는 월소득이 높을수록, 갈등수준 중 의견마찰과 무시 불쾌가 낮을수록 유의하게 높게 영향을 주는 것으로 나타났다. 따라서 업무수행에 합당한 보상수준 체계뿐만 아니라 조직 내 상하간 동료간 구성원들과의 원활한 의사소통체계를 형성하여 상호이해의 폭을 넓히고 갈등관리를 통해 직무 만족이 높은 근무환경을 조성해 줌으로써 조직 내 생산성과 효율성을 증대함으로써 치과위생사들이 양질의 치과의료서비스를 제공할 수 있도록 해야 한다.

융복합 감성지능(EI)과 일-가정 갈등(WFC)이 조직효과성에 미치는 영향 (The Influence of Emotional Intelligence Convergence and Work-Family Conflict on Organizational Effectiveness)

  • 본 연구는 광고 산업종사자들을 대상으로 감성지능(EI)과 일-가정 갈등(WFC)이 직무성과와 이직의도 등 조직효과성에 어떠한 영향을 미치는지 실증적으로 분석하였다. 분석 결과, 감성지능은 직무성과와 이직의도에 부분적으로 유의한 영향을 미치는 것으로 나타났다. 특히 감성 활용의 수준이 높은 직원일수록 직무성과가 높았으며, 감성조절 능력이 높은 직원일수록 이직의도가 낮은 것으로 나타났다. 둘째, 일-가정 갈등은 조직 효과성에 부분적으로 유의한 영향을 미치는 것으로 드러났다. 특히 일로 인한 가정 갈등은 이직의도를 높이는 것으로 나타났다. 본 연구의 이러한 결과는 다른 산업에 비해 이직률이 높은 광고 산업 종사자들을 대상으로 조직의 성과와 인적자원 관리를 위해 감성지능을 높이고 일과 가정의 갈등을 줄일 수 있는 조직문화 형성 및 적절한 제도의 확립이 필요하다는 점을 시사하고 있다.

신규간호사의 재직의도 영향요인 (Affecting Factors of New Nurse's Intention to Retention in Hospitals)

  • Purpose: The purpose of this study is to investigate relationship among intention to retention, role conflicts, psychosocial job conditions and job satisfaction of new nurses, and identify affecting factors for intention to retention. Methods: Data were collected from 136 new nurses who were graduated at 2016 and working now in general hospitals by self-reported questionnaire. The relationship among variables were analyzed with Pearson's coefficient correlation and affecting factors for intention to retention were identified by using multiple linear regression analysis. Results: The mean score of intention to retention was $2.63{\pm}0.28$. Intention to retention was significantly different by the working ward, hope period for work, and reason for retention. Intention to retention had positive relationships with work organization and job contents, and job satisfaction, but negative relationships with frequency of role conflict, demands at work. Job satisfaction and meaning of work identified as influencing factors inn intention to retention. Conclusion: It is needed a positive hospital environment to improve adaptation in clinical nursing practice and to emphasize professionalism including value of nursing and meaning of nurses' work for new nurses.

호스피스.완화의료기관 종사자의 직무만족도에 영향을 미치는 요인에 관한 연구 (Study on Elements influencing on Job Satisfaction of Employees in Hospice and Palliative Care Organization)

  • This study was focused on figure out what kinds of elements are influencing on job satisfaction with approach of the educational system. It was also to figure out how work characteristics and role conflicts of employees influence on job satisfaction. Objects of study were employeeswho had been working in Hospice and Palliative medical center at least for 6 months, and they were doctors, nurses, ministers, and welfare workers. Collected materials were analyzed by Frequency Analysis, One-way ANOVA, Correlation Analysis, and SimpleRegression Analysis. Results from study can be summarized like below. The first, job satisfaction of workers in Hospice and Palliative medical center were 3.36, and this numerical value is pretty high over all. For saying from the higher to the lower satisfaction level, there were satisfaction with job itself, satisfaction with co-workers, satisfaction with seniors (superiors), and satisfaction with organizations, on the other hands, satisfaction with salaries was turned out as the lowest level among those. The second, role conflict was 2.63, and it is considered as the medium level. after inquiring into it by elements of role conflict, they felt many environmental difficulties compared to other workers in different fields such as environmental difficulty, role ambiguity, insufficient ability, process obscurity, etc. The third, work environment influencing on job satisfaction are as follows. Professional environment among characteristics of work environment was significant statistically. Job satisfaction of ministers was the highest; others were in the order of doctors, welfare workers, and nurses. For employment history, job satisfaction was higher as they have more and longer job experience including whole professional experience both in hospice and palliative medical center. In addition, participating in hospice and palliative programs, intensive training regularly was significantly. Job Motivation was also significant statistically. Especially, job satisfaction was higher when people decided to work in hospice and palliative medical center because of individual desire (self-realization). Lastly, influence of role conflict on job satisfaction is as follows. Environmental difficulty, role ambiguity, insufficient ability, process obscurity, etc showed the significant meaning statistically, and the lower role conflict was related with the higher job satisfaction. Suggestions for next study based on such results are as follows in order to improve or increase job satisfaction of employees in hospice/palliative medical centers. The first, to expand education opportunity of employees is needed to increase job satisfactionof hospice/palliatives medical centers. Participating in intensive programs and seminars by types of occupation and acquiring professional knowledge are very important since employees are motivated by those activities. For that, developing and activating intensive education/programs by professional occupations are suggested. The second, dividing roles of employees and determining each job's limit clearly in hospice/palliative medical centers are required. For that, study developing standard job regulations is suggested for each professional job. Lastly, developing and providing reasonable salaries is needed because low salaries of hospice/palliative medical centers are the absolute reason lowering job satisfaction. Therefore, this paper suggests improving the salary level of employees of hospice/palliative medical centers and developing practical plan for it.

해양경찰의 하위문화가 조직갈등에 미치는 영향 (Effects of Korean Maritime Police Subculture on Organizational Conflict)

  • 이 연구에서는 해양경찰조직 내에서 발생하는 다양한 갈등을 진단하고 더불어 갈등을 유발시킬 수 있는 해양경찰조직의 지배적인 주류문화와 다르게 형성되어 있는 하위문화에 대해 살펴보고자 한다. 아울러 해양경찰조직 자체가 가지고 있는 관료제적 가치와 민주적 가치와의 균형이나 대립 그리고 모순으로 인한 보편화된 갈등과 마찰에 대해 논의하고자 한다. 해양경찰의 하위문화가 조직 갈등에 미치는 영향에 대한 분석결과를 살펴보면 다음과 같다. 첫째, 냉소주의가 기능적 갈등에 미치는 영향 중에는 피조사자의 거짓말과 경찰에 대한 비신뢰성이 강할수록 기능적 갈등을 겪는 것으로 나타났고, 계층적 갈등에서는 경찰업무에 대한 비협조와 비신뢰성이 강할수록 계층적 갈등을 겪는 것으로 나타났다. 둘째, 남성주의가 기능적 갈등에 미치는 영향에서는 여자경찰관들은 남자경찰관들에 비해 직무수행 능력이 저조하기 때문에 갈등을 겪는 것으로 나타났고, 계층적 갈등에서는 여성경찰관의 직무범위를 축소하고 직무수행능력이 저조하여 갈등을 겪는 것으로 나타났다. 셋째, 변화거부주의가 기능적 갈등에 미치는 영향은 통계적으로 유의미하지 않으며, 상대적인 범죄통제 지향주의에서는 범죄의 통제를 위한 공격적인 태도와 범죄와 무관한 업무를 지양할 경우에 기능적 갈등에 영향을 미치는 것으로 나타났고, 계층적 갈등에서는 공격적인 태도와 범죄와 무관한 업무를 수행할 때에 계층적인 갈등을 겪는 것으로 나타났다.

물리치료사의 직무관련 근골격계 통증과 직무 스트레스 (Work-Related Musculoskeletal Pain and Job Stress in Physical Therapists)

  • This study investigated the relationships between Work-related musculoskeletal disorders (WMSDs), contributing factors, and the occupational stress of physical therapists. Self-reported questionnaires were given to 180 physical therapists in Gangwon Province. Variables examined included the prevalence of pain sites related to WMSDs; pain intensity; pain pattern; and job stress, which is thought to involve the physical environment; job demand; insufficient job control; interpersonal conflict; job insecurity; organizational system; reward system; and occupational culture. Among physical therapists, work-related musculoskeletal pain commonly affected the low back (30.1%), shoulder (29.3%), and wrist (12.2%). The sites of work-related musculoskeletal pain treated medically were the low back (22.8%), shoulder (19.8%), neck (12.7%), and wrist (12.1%). "Repeating the same work constantly" was suggested to be the major cause of the pain. The younger therapists were significantly more likely to feel high job stress due to the physical environment (p<.05), job demand (p<.05), and organizational system (p<.01). Women were more likely to feel greater job stress related to job demand, insufficient job control, the organization system, and job rewards. Men were more likely to feel greater job stress related to job insecurity. Weak positive relationships were observed between work-related musculoskeletal pain and job stress, which is thought to involve the physical environment; job demand; insufficient job control; interpersonal conflict; job insecurity; organizational system; reward system; and occupational culture. Physical therapists appear to be at higher risk of WMSDs because 80.1% of the physical therapists studied experienced work-related musculoskeletal pain. To reduce the risk, we need intervention strategies such as preventive education, ergonomically designed medical equipment, a psychosocial approach to work conditions, improved mechanical conditions related to therapeutic patterns, and an institutional infrastructure with sufficient personnel and scheduling.

병원조직구성원의 갈등관리유형에 관한 연구 -전라북도 병원의 행정부서와 진료지원부서 근무자를 대상으로- (A Study on the Type of Conflict Control by the Members of Hospitals)

  • This study is aimed at searching for the ways to effectively cope with the conflicts found among the members of the hospitals by analyzing the conflict control practiced differently depending on the scale of the organization and characters of its members. The result of analysis into the types of conflict control by the members of the hospital comprising a multitude of manpower is presented as follows. 1. The hypothesis 1 which assumes that the sex will determine the type of conflict control is adopted in part at the level of p<0.05. 2. The hypothesis 2 which assumes that the working position will determine the type of conflict control is adopted in part at the level of P<0.05. 3. The hypothesis 3 which assumes that the age will determine the type of conflict control is adopted in part at the level of p<0.05. 4. The hypothesis 4 which assumes that the size of hospitals will determine the type of conflict control is adopted in part at the level of p<0.05. 5. The hypothesis 5 which assumes that the career will determine the type of conflict control is adopted in part at the level of p<0.05. 6. The hypothesis 2 which assumes that the educational background will determine the type of conflict control is adopted in part at the level of p<0.05. This study requires extended follow-up study to cover the cause of conflict and job satisfaction of the medical manpower.

사회복지전담공무원의 일가정갈등이 이직의도에 미치는 영향 - 소진과 직무만족의 매개효과를 중심으로 - (Effects of Work-Family Conflict among Public Social Welfare Officers on Turnover Intentions - Focus on the Mediating Effects of Exhaustion and Job Satisfaction -)

  • 본 연구는 사회복지전담공무원의 일가정갈등이 이직의도에 미치는 영향을 살펴보고 소진과 직무만족의 매개효과를 검증하였다. 연구자료는 노원 구정연구단에서 찾아가는 동주민센터 복지 업무 담당 인력의 실태를 파악하기 위해 실시한 설문조사 데이터를 분석자료로 활용하였으며, 노원구 19개 동주민센터의 사회복지전담공무원 146명을 최종분석 대상으로 하였다. 분석 결과, 일가정갈등은 소진에 영향을 주는 것으로 나타났으나, 이직의도에 미치는 영향은 직접적이지 않다. 소진은 직무만족에 영향을 미치며, 이직의도에 직접적·간접적 영향을 미치는 것으로 나타났다. 분석결과를 바탕으로 사회복지전담공무원의 소진을 낮추고 직무만족을 높이기 위해 일가정 양립 지원 정책에 대한 정책적·실천적 함의를 제시하였다.

의료서비스조직 기혼 여성근로자의 직장-가정 갈등, 조직 지원이 조직유효성에 미치는 영향 (The Influence of Work-Family Conflict and Organizational Support on Organizational Effectiveness among Married Working Women of Health Services Organizations)

  • The purpose of this study is to shed light on the effect of work-family conflict on organizational effectiveness, focusing on the moderating effect of organizational support among married working women of health services organizations. Data were collected from 149 married working women of health services organizations located in Busan Metropolitan areas by structured self-administered questionnaire. Main results of this study is as the following: First, based on the type of work-household conflicts, namely time-based conflict(2.82 points), strain-based conflict(2.81 points) and behavior-based conflict(2.69 points), working women mainly experienced time and strain-based conflicts. The level of work-household conflicts was significantly higher among younger groups, highly educated, nurses, and regular workers. Second, the perceived organizational effectiveness found to be an above-average. Especially scores were high in the subcategories of customer orientation(3.84), followed by organizational commitment (3.42) and job satisfaction(3.19). The level of organizational effectiveness was significantly higher among older groups, medical technician and administrative job holders, day-time workers, and higher income groups. Third, the results of the regression analysis on the effects of work-household conflicts on organizational effectiveness showed that strain-based conflicts have a significant negative effect on organizational effectiveness such as job satisfaction and organizational commitment. Fourth, organizational support found to have a strong controlling effect for strain-based conflicts on organizational effectiveness. Above results imply that practical family-supportive policies for lessening the work-household conflicts is crucial for enhancing organizational effectiveness in health services organization.

소방공무원의 스트레스 요인과 직무만족간의 관계 (Relationship between Stress and Job Satisfaction of Fire-fighters)

  • 그동안 공무원의 스트레스 요인과 직무만족에 대한 연구는 대부분이 역할 관계와 인간 관계에 따른 스트레스 증가로 인한 직무만족의 저하에 대한 연구가 대부분을 이루고 있었다. 그러나 소방공무원의 경우, 직무상 위험성, 긴급성, 대기성, 교대성의 특징을 지니고 있기 때문에 직무 특성에 따른 스트레스가 다소 발생할 것으로 사료된다. 따라서 본 연구는 소방공무원의 스트레스 요인을 직무특성(위험성, 긴급성, 대기성, 교대성)요인과 조직내역할(역할갈등, 역할모호, 역할과다)요인으로 구분하여 각각 직무만족에 어떠한 영향력을 미치는지를 실증 분석 하였다. 결과적으로 소방공무원의 직무특성 요인과 조직내역할 요인은 직무만족에 유의미한 영향력을 미치고 있었고, 구체적으로 직무특성 요인 중에서는 긴급성과 대기성이 직무만족에 정(+)의 영향력을 미치고 있었고, 조직내역할 요인 중에서는 역할 갈등과 역할 과다가 직무만족에 부(-)의 영향력을 미치고 있는 것으로 결과가 나타났다. 또한 업무형태(화재 진압, 구조 구급, 소방 행정, 기타)에 따라 스트레스 요인 및 직무만족에 유의미한 차이를 보이고 있었고, 근무기간(소방본부, 소방서, 119안전센터)에 따라서도 스트레스 요인 및 직무만족에 유의미한 차이를 보이고 있었다.
