다양성관리가 조직인력구성과 재무성과에 미치는 영향 (The Impact of the Diversity Management on the Workforce Composition and Financial Performance)

  • 단일민족으로 오랫동안 지내왔던 한국사회의 구성원들이 급속하게 다양화되면서 앞으로 한국 조직 내 인적자원관리에서 다양성이 차지하는 비중은 늘어날 것이다. 본 연구에서는 한국노동연구원 사업체패널자료를 활용하여 다양성 친화적인 인적자원관리가 조직의 인력구성에 미치는 영향을 분석하였다. 실증분석에 따른 주요결과들로는 여성인력에 대한 훈련비중이 높으면 여성인력 구성비율이 증가되며, 임금에서 이익분배와 집단성과급제도가 차지하는 비중이 높은 기업은 장애인 비율이 높고, 다수의 모집제도를 활용하는 기업에서는 외국인 근로자 비율이 증가하는 것으로 나타났다. 하지만 인력다양성 확대를 억제할 가능성이 있는 인적자원관리제도(핵심인력관리제, 연봉제, 인사고과제)에 비하여 다양성 친화형 인적자원관리제도는 기업의 재무성과에 유의한 영향을 미치지 못하는 것으로 나타났다. 따라서 기업은 처해진 경영상황과 조직문화에 따라 인력구조의 다양성과 경쟁력을 효과적으로 관리하는 인적자원관리제도를 구상하여야 할 것이다. 본 연구는 다양성 친화형 인적자원관리제도를 형성하는데 있어서 경영성과에 근거하여 주요 세부제도들이 어떻게 효과적으로 형성되어야 할 것인지에 대한 시사점을 주는데 의의가 있다.

벤처기업의 인적자원관리가 기업성과에 미치는 영향에 관한 연구 (A Study on the Influence of Human Resource Management Practices of Venture Firms on Performance)

  • 벤처기업의 경우 초기창업단계에서는 창업자의 열의와 능력, 기업가 정신으로 빠르게 성장이 가능하지만 이 단계를 거쳐 크게 성장할 수 있는 기술적, 재정적 기반을 갖추었음에도 많은 벤처기업들이 인적자원관리에 대한 경험과 전문성부족으로 실패하는 경우를 보게 된다. 뿐만 아니라 벤처기업의 경우 우리나라에서 기업의 형태로서 역사가 일천하기에 인적자원관리에 대한 투자 및 관리 노력이 빈약한 것으로 파악되고 있는데 본 연구에서는 이러한 현실을 고려하여 벤처기업의 인적자원관리에 대한 연구를 이론적 고찰과 인터뷰방법을 통해 실시하였다. 결론적으로 모집과 선발이 이직률에 유의한 부적 영향을 미치는 것을 알 수 있는데 이는 기업이 엄격한 선발을 하고 좋은 모집원천을 개발 관리하는 것과 같은 것을 효과적으로 수행하면 이직률이 낮아진다는 것이다. 둘째, 훈련 및 개발 보상 노사관계가 긍정적 영향을 미치는데 이는 기업이 종업원에게 훈련 및 개발의 기회를 많이 제공하고 투자하며, 성과 등에 기초하여 보상 하면 주관적 성과가 높아진다는 것이다. 우선 이직률을 낮추기 위해서는 모집과 선발이라는 관행을 통해서, 주관적 성과를 높이기 위해서는 훈련개발 보상, 노사관계라는 관행을 통해서 그리고 개별관행이 상황에 관계없이 기업의 성과에 영향을 미칠 수 있다는 보편주의적 결론을 도출해 낼 수 있었다. 향후 벤처기업이 육성되기 위해서는 정부의 지원정책에 있어서도 벤처기업의 인적자원관리에 대한 정책적 연구와 지원이 있어야 할 것이다. 또한 기업과 지자체 지역 대학이 함께 인재를 육성하는 지역인재육성 프로그램의 도입이 시급하다 하겠다. 본 연구는 부산 울산 경남지역의 벤처기업만을 대상으로 한 연구범위의 한계가 있다. 향후 이러한 문제점을 극복하고 다양한 연구가 이루어지길 기대한다.

Workforce Diversity: A Springboard for Employee Productivity and Customer Experience

  • Purpose: The purpose of this study was to examine the differential effect of workforce diversity on employee productivity and its subsequent impact on customer experience. Research design, data and methodology: A once-off cross-sectional research design was used in this study where the Zimbabwean civil service was targeted. Randomization was used to collect 324 validated responses. The study focused on both primary (age and gender) and secondary (education and political affiliation) dimensions of workforce diversity. Results: The results were confirmatory that workforce diversity is a significant predictor of employee productivity (β = 0.668, P < 0.05), at the same time employee productivity holds explanation to customer experience by 37%. Results also revealed that gender diversity, educational diversity and political diversity were significant determinants of workforce diversity (P < 0.05). However, the study established that age diversity was not a significant factor in enhancing employee productivity (P > 0.05). Conclusions: The study concluded that workforce diversity is a powerful tool in enhancing both customer experience and employee productivity. As such, the latter can be augmented through shrewd workforce diversity practices as championed by management. To that end, the study recommends the development of a workforce diversity framework which promotes inclusivity.

  • In every sectors of industry, the Business Process Reengineering(BPR) has been applied for taking competitive advantage under rapidly changing environment. A company adopting the BPR has begun to consider the introduction of Enterprise Resource Planning ERP systems. ERP systems can integrates many core activities of business, such as manufacturing management, human resource management, financial management, supply chain management by applying the best practices to facilitate a rapid decision-making, cost reductions, and organizational control. Unfortunately, however, many tentative risk factors are existed through each phase of the introduction of ERP systems. As a result, it can bring an enormous benefits to a company or it can be a disastrous for organization. Therefore, two critical questions regarding the introduction of ERP systems should be analyzed before actual introduction has happened. They are "how can ERP systems be introduced successfully\ulcorner" and "what are the critical success factors for each phase of introduction of ERP systems\ulcorner". Through this research, We studied and analyzed the characteristics of critical success factors requiring at each phase of the introduction of ERP systems by applying the questionnaire survey method. Finally, we suggest the list of barriers and critical success factors for each phase of introduction of ERP systems.tion of ERP systems.

철도운전관련규정의 잦은 변경이 휴먼에러에 미치는 영향 (The Effect of Frequent Change in Railway Driving Regulations on Human Error)

  • Korean societal concern for the train accidents is fast and widely increasing with an ever-increasing demand and use for KTX. Most of these train accidents are inclined to be caused by human error. Experts used to attribute the causes of human error to the defects in various aspects such as technology, organizational system, practices, corporate culture, and/or human resource itself. Among the diverse causes of human error, an important one, even though it was rarely focused, may be the issue of impact of rule or procedure change on human error. Giving attention to the implicit importance of this issue, this study intends to highlight the theme of frequent procedure change in railway driving manual as a critical factor of human error. To attain this purpose mentioned above, dual methodologies were adopted. One is to qualitatively analyze the real cases of procedure change in relevant manuals followed by the incident case(passing the station scheduled to stop) happened lately. Another is to quantitatively perform statistical analysis based on questionnaires received from 224 train drivers. Results show that frequent changes in internal affairs procedure is or may be an important factor causing stress and human error from train drivers.

중국 건설기업의 교육훈련 시스템 분석 및 개선방안 (Assessment of Education/Training System and Improvement Plan - Focused on the Chinese Construction Industry -)

  • 본 연구에서는 중국의 건설시장 분석, 인력관리실태 조사/분석 등을 통하여 인력관리 시스템 효율화를 위한 전반적인 전략계획을 제안하고자 한다. 연구의 방법은 중국 현지 건설 기업의 관리자 및 기술자를 대상으로 설문조사 및 심층 인터뷰를 시행하고 분석하였다. 분석에 의하면 중국 건설기업들은 전반적으로 효과적인 교육/훈련의 실시에 적극적이지 못한 것으로 나타났으며 교육 및 기술인력 훈련을 위한 시스템의 구축이 미흡하고 활용 가능한 자료가 매우 한정적인 것으로 나타났다. 따라서 분석 결과에서 도출된 문제점들을 기반으로 중국 건설기업의 교육시스템 개선을 위한 부문별 개선 방안을 제시하였다.

  • In an industrial Era, OJT(On-the-Job Training) has been accepted as the field learning. But in a breaking up era, traditional field training needs to change and make an evolutionary model. Also, we need to make evolutionary model for various changing ways and means and need means to maximize the transformation of learning by operating learning organization. In knowledge based society, as people work and learn new knowledge in order to pass the experience knowledge and capabilities, they are not the traditional relationship between trainer and trainee but maximize work and learning, development and performance through several different ways. So, the study about new learning model is needed because the learning is creating the value and makes low cost and high efficiency about the elements of cost and time. We study the evolutionary model, OJF(On-the-Job Facilitating) - new learning methodology - through operating learning organization in S Electronics and its application practices.

Green Human Resources Management and Its Impact on Supply Chain and Business Performance: An Empirical Study in Indonesia

  • This study focuses on green human resources management (GHRM), which is currently a strategic issue in almost every service or manufacturing company, including courier service SMEs in Indonesia. This study intends to analyze the relationship between GHRM and supply chain organizational learning (SCOL), supply chain performance (SCP), and business performance (BP) still rarely studied. The population encompasses all courier service SMEs in the Special Province of Yogyakarta (DIY) and East Java, Indonesia. The study targets courier service SMEs that meet certain conditions; 130 SMEs responded from the target of 200 SMEs. Partial Least Square statistical technique is used. The results show that conventional HRM practices are increasingly being abandoned by courier companies in Indonesia, particularly in Special Province of Yogyakarta and East Java. Although GHRM has a negative and non-significant effect on BP, GHRM has a positive effect on SCOL and SCP. SCOL has a significant positive effect on SCP and BP. Furthermore, SCOL mediates the relationship between GHRM and SCP and SCOL mediates the relationship between GHRM and BP. Likewise, SCP has a positive effect on BP. In addition, SCP mediates the relationship between GHRM and BP. SCP also mediates the relationship between SCOL and BP.

Collaborative Governance, Decent Work and Innovation: An Analytical Framework for Sustainable Workplaces Based on the Case of Philippine Science and Technology Parks

  • This paper explores, explains and describes a framework for analyzing collaborative governance, decent work and innovation as fundamental elements of sustainable workplaces through case study of Philippine science and technology (S & T) parks. Rules, or the legal infrastructure, are particularly significant considerations that facilitate or hinder collaboration. Industrial relations/human resource (IR/HR) practices are essential to collaboration and decent work. Employee consultation and labor-management council or committee are examples of IR/HR practices that might contribute to collaboration and decent work in firms and workplaces in S & T parks as they are team approaches to production, too. Collaboration and decent work enhance the capacity to innovate. In the long run, collaborative governance, decent work and innovation tend to converge in the concept of sustainable development. The interdependencies and interactions among collaborative governance, decent work and capacity to innovate in firms operating in S & T parks make possible new solutions to new problems (i.e., innovation) and, thus, sustainable workplaces.

Finding the Causal Relationship between Self-Leadership Strategies, Academic Performance and Class Attendance Attitudes : Comparative Research between Korean and Indian Students

  • A number of organizations have had big interests in studies concerning leadership and in academic areas, in not only management but also psychology. Until now, leadership has been accentuated by managers or team leaders especially. Recently, however, the concept of self-leadership directing one's own activities through self-control or self-management is being focused on in practices and in academia. This study is to investigate the influence between self-leadership strategies and learning performance in IT classes mediated by attitude of attendance focused on the social science students in two universities (Korea (121 samples) and India (106 samples)). And this research tried to compare difference between two university students. Research results can give us direction of task-taking attitudes in firms or learning attitudes in teaching organizations and implications to human resource managers who are in charge of improving learning performance or productivity.
