종합병원 질향상 사업 담당자의 직무만족과 조직몰입에 관한 연구 (Job Satisfaction and Organizational Commitment of Quality Improvement Coordinators in General Hospitals)

  • This study was planned to provide basic data for activating quality improvement by genera hospital with more than 400 beds across the country, of which 65 coordinators answered. Main results of the study are as follows.. 1. Job satisfaction and organizational commitment by individual characteristics were compared. It was revealed that the sense of self-efficacy was related to job satisfaction positively. But job satisfaction and organizational commitment by locus of control showed no significant difference. 2. In terms of the characteristics of QI activities, the active participation of QI coordinators in QI planning process and smooth communication among hospital staffs were showed positive relationship to job satisfaction significantly. 3. Also support system was proposed as most significant variable related to the job satisfaction and the organizational commitment of QI coordinators. Especially support to QI activities by CEO's, seniors, and other hospital staff was a factor to enhance the job satisfaction and organizational commitment of QI coordinators. 4. In the aspect of organizational culture, culture which were tendency to be recognized high autonomy in their work and organizational identity strongly and to operate reasonable compensation system were related to job satisfaction and organizational commitment positively. The more formalized climate, supportive communication, cooperative teamwork and promoting creative/risk take behavior, it showed the higher organizational commitment. 5. For the aspect of QI job characteristics, QI coordinators' job satisfaction was high when QI office was arranged for independent department which was exclusively in charge of QI activities and their role is exclusively in charge of QI. It can be concluded that organizational support in the aspect of relation and finance and efforts of encouraging their motivation and providing on the job training program are need.

간호학 분야 조직사회화 연구에 대한 체계적 문헌고찰 (A Systematic Review of the Studies on Organizational Socialization)

  • 본 연구는 국내 간호학 분야에서 수행된 조직사회화 관련 연구를 통합하고 분석하기 위해 수행된 체계적 문헌고찰 연구이다. 분석 대상 논문을 검색하게 위하여 '조직사회화' AND '간호'를 주제어로 하였고, 선정기준에 따라 총 26편이 분석에 사용되었다. 간호학 분야의 조직사회화 논문은 2016년부터 증가되기 시작하였고, 26편의 논문은 모두 양적 연구방법인 서술적 조사연구로 수행되었다. 조직사회화 관련 변인에 대한 연구 결과, 조직사회화에 영향을 미치는 변인으로는 회복탄력성, 직무스트레스, 지각된 공정성, 직장 내 괴롭힘, 전문직 자아개념, 조직분위기가 주로 이용되었으며, 조직사회화가 영향을 미치는 결과 변인으로는 이직의도, 재직의도, 회복탄력성, 조직몰입이 있는 것으로 확인되었다. 본 연구는 간호학 분야에서 수행된 조직사회화 관련 연구의 체계적 문헌고찰을 통해 조직사회화 관련 중재연구의 기초 자료로 활용될 수 있다는 점에서 의의가 있다.

일 대학병원 근로자의 지식공유 의도에 미친 영향분석 (The Analysis of Factors affecting Workers' Knowledge Sharing Intention in a University Hospital)

  • The purpose of this study is to analysis factors affecting workers' knowledge sharing intention in a hospital. This study is based on personal factors such as perceived incentives, perceived reciprocal benefits, perceived behavioral control, and subjective norm. Also, there are organizational factors such as organizational climate, CEO's support, rewards system, trust, and IT system. Data were assessed using 107 employees who work at C university hospital in Chunkcheong-do and collected with self-administered questionnaires from April 1 to 13 in 2013. This study was analyzed SPSS 18 by using frequency and multi regression analysis. The results of the study were as follows. First, knowledge sharing intention among personal factors was statistically significant in perceived behavioral control. Second, the awareness of knowledge sharing intention among organizational factors was turned out to be positive effect for CEO's support and trust. This study was identified a couple of factors affecting knowledge sharing intention between personal and organizational factors. The the implications of these factors are discussed and areas for developing hospital management strategies are fostered knowledge sharing.

스마트워크 확산을 위한 정책적 함의: 스마트워크 근로자와 직장근무 근로자의 조직유효성 인식 차이를 중심으로 (Policy Implications for the Smart Work Diffusion: Focusing on the Perceptual Differences on Organizational Effectiveness between Smart Workers and Office Workers)

  • 직장이 아닌 곳에서 근무하는 스마트워크는 조직과 조직 구성원 모두에게 도움이 되는 미래지향적인 근무 방식으로 최근 화두가 되고 있다. 본 연구는 콜센터를 운영하고 있는 기업을 대상으로 직장근무자와 스마트워크 근무자간의 서비스풍토, 직무만족, 조직몰입, 서비스수행능력 등 조직 관련 주요 변수에 대한 인식 차이를 조사하였다. 분석 결과, 스마트워크 근무자들이 직장근무자들에 비해 서비스풍토에 대한 인식이나 직무만족이나 조직몰입, 서비스수행능력 등 모든 측면에서 긍정적인 것으로 나타났다. 이와 같은 결과를 바탕으로 스마트워크의 활성화를 위한 시사점과 정책 방안을 제시하였다.

EDI 시스템의 확산과 성과에 관한 실증적 연구 (An Empirical Study on the EDI Diffusion and Performance)

  • Electronic Data Interchange(EDI) has the potential to improve business operations by expediting the exchange of business documents. It will also provide substantive operational and strategic benefits to the trading firms. However, the successful implementation of EDI systems requires the mutual trust and cooperation between the trading firms. The extent of EDI diffusion and performance depends on inter-organizational, intra-organizational, as well as innovation factors. Researches based on the sociopolitical process framework in the use of IT, organizational theory, resource dependence theory, and innovation diffusion theory have identified 3 inter-organizational variables(transaction climate, dependence, external IS expert support) and 4 intra-organizational variables(strategic IS planning, infrastructure, top management support, education/training,), and 3 innovation variables(compatibility, relative advantage, cost) that affect EDI diffusion. In this study, a multi-dimensional measure on EDI diffusion has been developed to capture the external and internal integration. Then, the influence of these 10 variables on the extent to which the EDI adopting firms pursue diffusion has been examined. Whether more diffusion leads to superior performance has also been studied. International trade managers from 107 firms in the trade industry participated in a field survey. The results based on a structural equation model(SEM), developed using AMOS, provide quite a strong support for the hypothesized relations. Both education/training and IT infrastructure influenced external and internal diffusion of EDI systems. Internal diffusion of EDI enables the adopting firms to improve operational and strategic performance, whereas external diffusion contributes only to operational performance.

The Impact of Service Orientation on Organizational Performance in Public Sectors: Empirical Evidence from Indonesia

  • The importance of the public sector's role in fostering a positive business climate has prompted public sector organizations to consistently enhance their performance. The study aims to develop service orientation dimensions for public sectors and examine the relationship between service orientation and organizational performance. A field survey was employed in this study. Six hundred questionnaires were distributed, and four hundred and eighty-eight were returned and analyzed. Factor analysis and multiple regression analysis were used in the dataset. This study identifies five dimensions of organizational service orientation in public sector service organizations: technology-service standard-communication, service vision, service delivery, service training and powering, and servant leadership. The result also concludes that service orientation influences organizational performance, such as corporate growth, service quality image, IT effectiveness, service innovation, and public complaint. This study's findings imply that public sector organizations should rectify service orientation factors to increase corporate growth, service quality image, IT effectiveness, service innovation, and public complaint reduction. Managerial guidelines are presented for developing a service orientation.

  • Modern organizations, both complicated and complex, operate in an economic climate of· turbulence and rapid change. And Today's healthcare environment is changing, driven by demographic, environmental. social, political and technological forces. In actual practice, the organization usually depend on several factors such as economic state of organization, managerial strategies, a synthesis of several theories that reflect individual biases, specific circumstances, and practical realities. These rapidly changing healthcare environment and professional nursing practice need a strategy for the organizational development and goal attainment. An understanding of organizational culture could help managers enhance or expand their management strategy, thus increasing the probability of their success in the organization. Organizational culture is an abstract, yet potent managerial concept. With roots in several disciplines, several perspectives and definitions of organizational culture have emerged. The concept of organizational culture has been rapidly introduced into the academic and organizational world, with the much attention to the excellent companies that have continued rapid grow th despite the overall world economic recession in the late of 1970s. Organizational culture is the combination of the symbols, language, assumptions, and behaviors that overtly manifest an organization's norm and values. It is the taken-for-granted and shared meanings people assign to their social surroundings that can have a profound effect on an organizaitonal decision making and performance. For attaining a organizational goal and developing organization, it is necessary to put emphasis on developing organizational culture. It has to set organizational culture well understood by its members as an instrument to achieve the organizational goals. Both Manager and staff can focus and act on the values identified. Also, managers will exhibit better decision making capabilities because they are guided by perception of the organizational values. Therefore, understanding of organizational culture could give a strategy for organizational development that assist hiring personnel, orienting new comers, facilitating organizational change and promoting learning and so on. But their is few study on nursing organizational culture in Korea. Moreover they have not had a clear definition of Korean nursing organizational culture. Therefore, it is necessary to lay down definition of Korean nursing organizational culture and fine out real factor of Korean nursing culture. For defining a definition of Korean nursing organizational culture, this study assessed several definitions of organizational culture, factors of culture, types of culture, and functions of culture through book review.

여성관리자의 조직몰입을 높이기 위한 기업의 내부요인 탐색 (Exploring Internal Factors of Companies to Increase Oorganizational Commitment of Female Managers)

  • 여성인력의 양적 증가에 비해 여성의 조직 내 지위는 여전히 열악한 수준이다. 다양한 관점과 유연한 환경대처능력이 필요한 시점에서 여성인력을 어떻게 관리하고 활용할 수 있는가는 기업이 시급히 풀어야 할 당면과제이다. 본 연구에서는 경력개발의 주체로서 여성관리자들이 보다 조직에 몰입하게 하는 조직의 내부요인을 탐색하고자 한다. 그동안 여성인력의 활용과 관련한 선행연구에서는 주로 일-가정 균형(work-life balance) 등 고용평등정책에 초점이 맞춰져 있었다. 본 연구에서는 조직의 외부적 지원책뿐만 아니라 멘토링, 교육훈련, 조직분위기 등 조직의 내부 지원요인을 고려함으로써 기존 연구의 범위를 확장하고자 한다. 이를 위해 여성관리자패널 데이터를 사용하여 분석한 결과, 멘토링과 교육훈련 그리고 조직분위기는 모두 여성관리자의 조직몰입을 높이는 것으로 나타났다. 또한 여성관리자의 주도적 영향력은 조직몰입에 영향을 미치며, 조직의 내부요인과 조직몰입 사이를 매개하였다. 즉, 여성관리자들이 조직에 몰입하기 위해서는 기업의 내부적 지원 뿐만 아니라 여성관리자들이 자신의 위치에서 주도적으로 자신의 영향력을 발휘하는 것이 중요하다는 사실을 밝혀냈다. 본 연구는 우수 여성 인력의 채용, 교육훈련, 보상 등 제반 투자 비용을 회수하지 못하고 향후 여성 인력 채용까지 제한하는 기업의 여성 인력 활용상의 딜레마를 조금이나마 해소하는데 기여할 수 있을 것이다.

조직환경과 사내 기업가정신 간의 관계: 한국과 중국 중소기업의 비교연구 (A Comparative Study on Organizational Climate and Corporate Entrepreneurship between Korean and Chinese SMEs)

  • 오늘날 기업을 둘러싸고 있는 환경의 변화는 매우 불확실하여 기업들이 경쟁력을 제고시키고 수익성을 개선하기 위해선 사내 기업가정신이 활성화되어야 할 필요성이 있다. 특히, 한국이나 중국과 같이 신흥시장에 속해 있는 국가들에 있어 중소기업들의 기업가정신 실천은 경제적 혁신과 기업의 경쟁력 제고를 위해 매우 중요한 과제로 제시되고 있다. 이에 본 연구는 한국과 중국의 중소기업들을 대상으로 Hornsby et al.(2002)이 제시한 사내 기업가정신의 활성화를 위한 5가지 환경적 요인들이 기업가정신 활동에 미치는 영향에 대해 살펴보았다. 설문조사를 통해 한국과 중국의 중소기업 300개 업체로부터 받은 자료를 분석한 결과, 기존의 서구의 대기업들을 대상으로 연구되어졌던 조직환경이 한국과 중국과 같은 신흥시장에 속해 있는 국가의 중소기업들에서도 동일하게 사내 기업가정신에 유의한 긍정적 영향을 미치는 것으로 나타났다. 다만, 사내 기업가정신의 실천은 혁신이나 전략 재구축과 같은 다양한 형태로 나타날 수 있는데 그 형태에 따라 각기 조직환경이 미치는 영향력에 있어서도 다소 차이가 있는 것으로 나타났다. 또한 비교적 동일한 문화권에 속해 있는 한국과 중국의 중소기업들은 조직환경에 있어 통계적으로 유의한 차이를 대체로 보이지 않는 것으로 나타났다. 뿐만 아니라 이들 요인들이 미치는 영향력에 있어서도 많은 경우 통계적으로 유의한 차이를 보이지 않는 것으로 나타났다. 그러나 한국의 중소기업들이 중국에 비해 유연한 조직구조나 직무자율성은 사내 기업가정신을 실천하는데 있어 보다 강점이 있는 것으로 나타났다. 본 연구의 이러한 결과는 향후 국내 중소기업들이 경쟁력 제고와 혁신을 위해서 그리고 중국 중소기업들에 비해 비교우위를 갖기 위해서 어떠한 노력들을 더 경주해야 하는지에 대한 시사점을 제공한다.

직무스트레스와 서비스품질의 관계 및 조직공정성의 조절효과 (The relationship between job stress and service quality, and the moderating effect of organizational justice)

  • This paper reviewed the relationship between job stress and service quality, and the moderating effect of organizational justice in food service restaurant. Based on the responses from 209 employees, the results of multiple regression analysis appeared as follow; 1) job stress(insufficient job control, lack of reward, occupational climate, job insecurity, interpersonal conflict) partly effect negatively on all service quality factors(tangibility. reliability, responsiveness, empathy). 2) distributive justice and procedural justice partly effect positively on the relationship between job stress and service quality.
