스마트워크 지원을 위한 조직적 준비에 대한 연구 (A Study on the Organizational Support for Smart Work)

  • 스마트워크와 같이 정보통신기술 주도적 조직 변화의 경우 적절한 변화 관리가 필요하다. 일과 삶의 균형을 달성하기 위해 조직 변화 관리는 구조적 관점뿐만 아니라 문화적 관점에서도 지원되어야 한다. 본 연구는 ICT 주도 변화 관리 관점에서 스마트워크 활성화에 영향을 주는 조직적 지원 요인을 구조적·문화적 요인으로 나눠 사례연구를 수행하였다. 2019년 11월부터 12월에 걸쳐 A사의 8명의 스마트워크 이용자를 인터뷰하여, 조직적 지원에 대해 분석하였다. 사례 분석을 통해 구조적 지원((1) 스마트워크 제도화, (2) 정보기술 인프라, (3) 테이블 책상으로 사무 환경 변경, (4) 스마트워크센터 구축) 뿐만 아니라 문화적 지원((1) 자율성 제고, (2) (중간)관리자의 커뮤니케이션 스타일, (3) 신뢰를 주는 조직분위기)이 필요하다는 점을 확인하였다. 본 연구 결과는 스마트워크 운영의 활성화를 위해 구조적 지원과 더불어 문화적 지원이 제공될 수 있는 균형적 조직적 지원의 필요성을 시사하고 있다. 향후 구조적·문화적 지원 요인과 결과요인인 일과 삶의 균형 및 성과 간 인과관계를 실증할 필요가 있다.

ESG 경영을 위한 지능형 기술을 수용하는 조직개발 연구 (A Study on the Organizational Development for Intelligent Technology Acceptance in ESG Management)

  • The purpose of this study is to empirically confirm what is an important variable of organizational change by intelligent technology acceptance and whether is a difference in important variables in the organization level of acceptance of intelligent technology. Recently, business models using intelligent technologies such as chat-bots, self-driving cars, credit-prevention fraud, face recognition, and health-care are emerging. External situation factors such as artificial intelligence, big data, COVID-19, and the ESG management are changing the direction of a company's management strategy. This research method established a structural equation model. As a result of the analysis, we found that the leadership, organizational culture, and organizational cooperation variables had a positive effect on human resource development variables. Human resource development found a positive effect on the performance of intelligent technology. In addition, we found the independent variables of leadership, organizational culture, and organizational cooperation had partial mediating effects on the performance of intelligent technology. Each group of levels of intelligent technology found performance differences. The organizational culture variables appeared as important variables in all groups. On the other hand, the leadership variable appeared as an important variable in the middle and lower groups of intelligent technology. The theoretical background of this study is that the business theory was updated through artificial intelligence and intelligent technology theory. As a practical implication, the organization adopting intelligent technology is necessary to prepare a systematic plan for organizational culture change.

병원근로자의 변화지향 조직시민행동 결정요인 : 직무만족, 조직몰입의 매개효과 검증 (Determinants of Change-Oriented Organizational Citizenship Behavior of Hospital Employees : Estimating the Mediating Effects of Job Satisfaction and Organizational Commitment)

  • Purposes: This study aims to investigate the determinants of change-oriented organizational citizenship behavior(CO-OCB) of hospital employees and test the mediating effect of the job satisfaction and organizational commitment on the CO-OCB. Methods: Data were collected from the self-administered questionnaire survey for hospital employees of ten hospitals located in five regions, including Seoul. Out of 1,100 questionnaires which were distributed through the administrative routes, a total of 617 copies were returned(response rate 56.1%) and analyzed by frequency analysis, t-tests, correlation analysis, multiple regression, and path analysis using SPSS 21.0 and AMOS 21.0. Findings: The study results revealed that the explanatory power(56.4%) of the model was most significantly increased by the variables of psychological attributes(R2-change 33,5%). Also, the variables of self-efficacy, followed by hope, the organizational climate for innovation, the psychological safety climate, team-member exchange, and leader-member exchange were found to have positive total effects on CO-OCB, through the mediating variables of job satisfaction and organizational commitment. Practical Implications: The study results imply that, in order to improve the CO-OCB of hospital employees, the administrators have to take the integrated approach considering the various domains of factors including the psychological attributes, job characteristics, interpersonal relations, and organizational climate simultaneously.

  • 본 연구의 목적은 군 조직구조 개편 시 부대의 변화관리활동(인사공정성, 변혁적 리더십) 노력에 대한 구성원들의 지각이 구성원들의 정서적 직몰입에 미치는 영향을 조사하고, 이들 관계에서 구성원의 변화수용의 정도에 따른 매개효과를 연구하는데 있다. 현재 군은 급변하는 안보상황과 병역자원의 감소에 능동적으로 대응하기 위하여 군 구조 개편을 추진하고 있다. 조직이 구조조정을 겪을 때 변화관리활동을 효과적으로 하지 못하면 구성원의 저항에 부딪히고 자칫 성공을 기대하기 어렵다. 따라서 본 연구는 구성원의 인사공정성 및 변혁적 리더십 지각이 구성원의 정서적 조직몰입에 미치는 영향인 직접효과를 가설화 하였다. 또한 인사공정성 지각과 정서적 조직몰입 사이에서 변화수용의 매개효과와 마찬가지로 변혁적 리더십 지각과 정서적 조직몰입 사이에서 변화수용의 매개효과를 위한 가설을 설정하였다. 설문은 군 구조개혁의 변화를 경험한 부대의 간부들을 대상으로 실시하였으며 유효 설문응답자는 219명이었다. 분석 결과, 인사공정성과 변혁적 리더십이 구성원의 정서적 조직몰입에 긍정적 영향을 주었으며, 구성원의 변화수용이 이들 간의 관계를 부분적으로 매개함을 밝혔다. 이론적 시사점으로 변화수용의 매개효과를 제시함으로써 이론의 확대를 가져왔고, 실무적으로는 군 구조개편을 위한 변화관리활동 중 인사공정성과 변혁적 리더십의 중요성을 식별하였으며 구성원들의 변화수용 향상을 위한 노력이 중요함을 제시하였다.

Analysis of Organizational Effectiveness Antecedents: Focus on Human Resource Management Practice and Moderating Effect of Firms' the Status Quo

  • Purpose - In a difficult time for a firm, it seems impossible to change circumstances by a firm. Nevertheless, the firm must do whatever it can do by however it can do. Therefore, the purpose of this study is to analyze the effect of HRM practice on organizational effectiveness with the status quo of the firm as a moderator. Based on the result of this study, the managerial implication could be suggested as a contextual response to each status quo of the firm in improving and managing organizational effectiveness by HRM practice. Research design, data, and methodology - This study measured organizational effectiveness with employee satisfaction and organizational commitment. HRM practice includes two HR management areas, HR system, and HR attitude. HR system includes education & training and additional wage welfare. HR attitude includes employee stress and empowerment. As for the status quo of the firm, this study considered three construct; firm feature, strategic feature, environment change feature. This study analyzed 397 employees of 24 company data from the 7th HCCP of KRIVET. Result - Hypothesis 1 through Hypothesis 3 were partially supported. The results of this study suggest that to increase organizational effectiveness(job satisfaction and organizational commitment), employee stress and education & training participation need to be managed. And circumstance of an organization as given the Status Quo of the firm needs to be managed differently like firm size, environment change in demand, and technology. Conclusion - This study suggests best-practice implications based on the result between HRM practice and organizational effectiveness. And also suggest differentiation in management to increase the best-fit in management.

분할 기업에서 조직정치지각과 공정성에 따른 변화저항 연구 (A Study of Resistance to Change by Organizational Politics and Fairness in The Split-offs Firms)

  • 본 연구는 분할기업에서 구성원이 인지하는 조직정치지각과 조직공정성에 대한 인식이 변화저항에 어떠한 영향을 미치는지 살펴보고 이에 대한 방법을 모색하는데 있다. 분석결과, 상사 정치와 동료 정치에 따른 조직정치 지각은 분배공정성, 절차공정성에 의해 최소화되며 조직정치지각은 변화저항을 강화하는 것으로 나타났다. 또한 공정성의 간접 매개효과를 분석하였다. 그 결과 상사의 조직정치지각, 동료의 조직정치지각은 분배 공정성을 매개로 한 변화 저항에 영향을 가진다고 나타났다. 하지만 절차 공정성은 조직정치지각과 변화 저항 간에 매개 효과가 없다고 나타났다. 이에 따라 분할 기업에서 조직구성원들의 변화 저항을 최소화할 수 있도록 분배적 공정성에 많은 관심을 가질 필요가 있다. 조직구성원들이 분배 공정성이 확보되지 못할 경우 조직정치 행동이 유발될 가능성이 높다고 할 수 있다.

한국과 미국에서 발행된 조직수준 중심의 조직행동론 교과서에 대한 사례연구 (A case study on organization level based-organizational behavior textbooks published in Korea and USA)

  • I have done a case study on organization level based-organizational behavior textbooks published in Korea and USA. The objects are 'organizational behavior' by Su Yong Jung and 'organizational behavior' by Im Chang Hee in Korea, and 'organizational behavior' by Schermerhorn, Osborn, Uhl-Bien, & Hunt and 'organizational behavior' by Robbins, & Judge. The goal of this study is to identify the differences of the perspectives on the organization level based-organizational behavior between Korean and American textbooks. This research finding shows that it is valid to classify organizational behavior into such categories as organizational structure, organizational culture, and organizational change in the Korean textbooks for the better future study.

스마트워크 활용 수준에 따른 조직성과 강화에 관한 연구 (The Organization Performance Reinforcement by a Utilization Level of the Smart Work)

  • The purpose of this study is to examine an organizational performance difference by individual utilization level of the smart work. The Smart work help minimizing business process and improving organization productivity based on information technology. This new technology provides a flexible way of the task through smart-work center, videoconferencing, telecommuting, mobile(remote control) and business-only messenger. This investment changes organizational culture, institutions and behavior by new technology applying. The organization system change due to smart work has trouble between alteration preferences and existing maintains a group. In response, the organization should make investment justification of smart work for institutional and culture stabilized by a new system in organization. I set up the analytical process of four stages for empirical research. It will analyze an operation difference of the smart work between pre and post investment in the first-step analysis. The two-step analysis will conduct a text mining analysis of smart work operations. The three-step analysis will identify organization performance differences among individual levels in smart work. The four-step analysis will identify a factor difference in organizational performance by individual utilization level on smart work. According to the study, It has been revealed a difference between the pre and post investment performance on smart work. The text mining analyses many appeared an improvement opinion of organizational culture. Next, there is a difference in organization performance among utilize groups of smart work. Furthermore, the factors of organizational performance among groups appeared differently. The theoretical contribution of this study provided to expand the organizational theory of organization change and resistance. The practical implications provided to require a strong guideline an organizational culture and institution for smart work.

조직갈등 관리: 인지맵 기반 접근 (Organizational Conflict Management: Cognitive Map Approach)

  • As organizations have come to be more complex and diverse, management has come to spend an increasing proportion of its time and efforts in handling organization conflict. Moreover, organizational conflict problems are often not recognized until the balance of interests is destroyed or a radical organizational change such as BPR takes place. Once an organizational conflict arises, however, it reduces corporate synergy seriously, leading to organizational ineffectiveness. Therefore, it is important to identify the cause of organizational conflict in advance and resolve it based on the proper diagnosis as early as possible lest it should undermine the organizational effectiveness. We propose a method that facilitates diagnosing potential organizational conflict and determining appropriate strategy to the conflict, based on the analysis of cognitive maps. To support the application of the method in the real world context, a computerized tool is introduced. The working procedures of the method and the features of the tool are illustrated with their application to the real case of the cable TV home shopping company.
