신설 대학병원 행정직원과 기존 대학병원 행정직원의 갈등수준 비교 분석 (Comparison of Conflict Level among Administrative Department Staff between Newly Established and Existing University Hospitals)

  • The purpose of this study is to assess the cause and level of conflict arising within and between departments among administration office workers who work in a recently established tertiary hospitals of a major cooperation or related non-profit cooperation: The study also aimed to find methods for resolution of such conflicts by comparing with other existing university hospitals. The subject population included 299 business administration office workers randomly selected from two cooperate related tertiary hospitals of less than 3 years in its existence and two university hospitals over 700 beds in Seoul and Kyong In area. Data were collected through a survey questionnaire. To define related factors for the level of conflict among departments in each hospitals multivariate regression analysis was conducted. Independent factors were characteristics of subjects, conflicting factors within and between the departments. The results are as follows: 1. Those in the 30-39 rears of age group demonstrated significantly higher level of conflict between departments. Those working in the new hospitals, who were older and had long-term tenure, and those with short-term job experience at current working hospital had higher level of conflict between the departments with statistical significance. 2. Concerning the involvement of conflicting factors and the level of conflict in the administration there was statistically significant positive correlation between reliability and job-related intra- and interdepartmental level of conflict in existing hospitals. There was a significant positive correlation between intradepartmental conflicting factors of mutual dependence, difference in goal/orientation and intra- and interdepartmental level of conflict. 3. In multivariate regression analysis, women more than men, and those who had worked for many years in hospitals had statistically significant influence on factors involved in interdepartmental level of conflict, explaining 51.0% of the model. 4. In existing hospitals, gender was a significant factor with women showing a higher level of interdepartmental conflict compared to men. Among the interdepartmental factors, mutual dependence had statistically significant influence and showed a positive relationship with interdepartmental level of conflict. In the new hospitals, job position was a significant factor which showed that those in high position such as section chief or above, compared to those in managerial or general position had higher level of conflict. Among the interdepartmental characteristics, factors of mutual dependence and goal/orientation had statistically significant influence and showed a positive relationship with interdepartmental level of conflict. In the new hospital setting efforts to reduce conflict in areas among workers with high position, old age, and long tenure and those in Purchasing, Material and Computer Department should be made and prudent management and planning for improved manpower and increased budget or efficient allocation and clear definition of job description are necessary to adequately assess and make improved efforts for rapid stabilization of the premature hospital system from its inception, In the existing hospitals a lack of conflict within and between departments may give rise to stagnation or inefficiency of the organization. Future study are needed with respect to the relationship between interdepartmental level of conflict and the effectiveness of the hospital organization for improved resolution of conflict in the organization and hospital management.

임상간호사의 경력만족, 경력몰입 및 경력변경의도에 대한 구조모형 (Structural Equation Modeling for Career Satisfaction, Career Commitment and Career Withdrawal Intention in Clinical Nurses)

  • Purpose: Preventing frequent change and discontinuation of the nurses' carrier is one of major issues for human resource management in a health organization (HO). This study was conducted to get evidences for improvement nursing manpower management and career development of the clinical nurses through investigating affecting factors to their career withdrawal intention (CWI). Methods: A self-report questionnaire survey was conducted on the subjects of the 590 clinical nurses with more than one year tenure from the eight hospitals in Busan city during December, 2013. Data analysis was performed using SPSS program (ver 20.0) and AMOS program (ver 20.0) for structural modeling. Results: Career satisfaction (CS) showed positive(+) effects, and increased with higher job adequacy (${\beta}=.139$, t=2.676, p=.007), job autonomy (${\beta}=.260$, t=4.815, p<.001), and career planning (${\beta}=.301$, t=5.797, p<.001). Career commitment (CC) showed positive(+) effects, and increased with higher job adequacy (${\beta}=.107$, t=2.280, p=.023), job autonomy (${\beta}=.257$, t=5.035, p<.001), career planning (${\beta}=.232$, t=4.717, p<.001), and career satisfaction (CS)(${\beta}=.123$, t=2.293, p=.022). CWI showed negative(-) effects and increased with lower CC (${\beta}=-.906$, t=-15.72, p<.001). Conclusion: Results indicate that CC and CS have important mediating roles between job adequacy, job autonomy, career planning and CWI. As CC directly influenced CWI, there is a need to strengthen CC to prevent frequent changes and discontinuation of nurses' careers and to contribute to productivity HO's.

병원영양사의 직무만족요인에 대한 조사연구 (A Study on the Factors of Job Satisfaction of the Dietitians Working in Hospitals)

  • The purpose of this study was to examine and analyze the degrees and the influence factors of job satisfaction of dietitians working in hospitals in relation to performance of duty in their works and to provide effective management of hospital dietitians for high quality health and food service in hospital. The questionaire was prepared with reference to the previous studies on job satisfaction of dietitians working in hospitals throughout the nation. 201 dietitians in the country were surveyed. The period of research was from January 20 to February 28, 1995. The results are as follows. 1) In regard to the degree of job satisfaction of hospital dietitians, they showed the highest degree of job satisfaction in the relationships with fellow dietitians followed by worth and self-confidence, aptitude and interests, relationships with cooks, job stability, degree of recognition of the dietitians competence, supervision of the superiors, degree of application of professional knowledge, work load, wage level, degree of recognition of the importance of duty, cooperative relationships with load, wage level, degree of recognition of the importance of duty, cooperative relationships with doctors, degree of performance of clinical work, the number of dietitians, the prromotion system, and welfare system in that order. On the other hand, they showed the highest dissatisfaction with food service facilities. 2) The influence factors on job satisfaction are as follows. (1) Wage factor : Shorter weekday working hours and higher bonuses make greaster job satisfaction (R2=0.3115). (2) Working condition factor : Larger number of monthly holidays(R2=0.5142), shorter weekday working hours(R2=0.1077), longer previous food service experience and computer utilization (R2=0.1432) make greater job satisfaction. (3) Welfare factor : Welfare system (R2=0.4132) and promotion system (R2=0.1624) have to do with computer utilization. Job stability has to do with marital status and computer utilization (R2=0.1165). consequently, those married dietitians who use computers show higher job satisfaction. (4) Human relationship factor : Smaller mumber of patients receiving food makes greater job satisfaction (R2=0.1334). (5) Superivision factor : Shorter weekday working hours and larger number of monthly holidays make greater job satisfaction (R2=0.1709). (6) Achievement factor : Marriage, larger number of dietitians(R2=9.2293), age, larger number of monthly holiday, higher monthly wages and computer utiliazation (R2=0.1088) make greater job satisfaction. (7) Speciality factor : Marriage, longer current hospital tenure, higher position and working in seoul(R2=0.1142) make higher job satisfaction. (8) Job inclination factor : working in general hospitals rather than in oriental hispitals, working in seoul(R2=0.1776) and better bonuses(R2=0.1078)make greater job satisfaction. As a result, the following is suggested for the job satisfaction of hospital dietitions on the basis of this study : hospital dietitians can achieve miximum job satisfaction through smooth relationships with coworkers, and the responsible managers should improve welfare and working conditions for the job satisfaction of hospital dietitians.

부모의 경제적 지원과 주택자금대출이 신혼부부의 주택점유형태에 미치는 영향 (The Effect of Parental Financial Support and Housing Loan on Newlyweds' Housing Tenure)

  • 본 연구는 신혼부부 가구의 주택점유형태에 미치는 영향을 분석하기 위하여 전국에 거주하는 결혼 후 5년 이내이면서, 40세 미만의 처음 주택에 입주한 신혼부부를 대상으로 설문을 통하여 다양한 변수들을 달리 적용하면서 실증분석 하였다. 그 결과, 신혼부부 가구의 주택점유형태에 영향을 미치는 요인 중 주택구입을 위한 부모의 경제적 지원을 받지 않은 가구보다 경제적 지원을 받은 가구가 자가주택 점유확률이 높았으며, 부모의 경제적 지원 규모가 클수록 신혼부부의 자가주택 점유확률이 높은 것으로 분석되었다. 주택구입자금대출 관련 변수는 주택구입자금대출을 받은 신혼부부 가구가 주택구입자금대출을 받지 않은 가구보다, 그리고 주택구입자금대출의 규모가 큰 신혼부부 가구일수록 자가주택 점유확률이 높은 것으로 나타났다. 또한 서울 지역에 거주하는 신혼부부의 자가주택 점유확률이 서울 외 지역에 거주하는 신혼부부보다 낮아지는 것으로 확인 되었다. 그러나 일반적인 인식과는 달리 빈번한 직장이동 등의 개연성으로 인하여 맞벌이를 할수록 자가주택 점유확률이 낮아지는 것으로 조사되었다. 본 연구는 부모의 자산승계가 일반화된 상황에서 신혼부부에 대한 주거안정지원정책 및 대출정책은 부모의 경제력 지표도 적정수준 반영하여야 함을 시사하고 있다.

전문대졸 청년층의 재학 중 직무경험이 첫 일자리 근속기간에 미치는 영향 (A Study on the Effects of Job Experiences of College Graduate Youths on Employment Period in Their First Job)

  • 본 연구는 전문대학 졸업자의 근속기간 이탈 위험요인들과 재학 중 직무경험의 영향을 알아보고자 2015 대졸자직업 이동경로조사 자료를 활용하였다. 고등학교를 졸업하고 바로 대학에 진학한 30세 미만의 전문대학 졸업자를 대상으로 분석하였으며 주요 연구결과는 다음과 같다. 첫째, 재학 중 직무경험자들은 비경험자들에 비해 가계소득과 같은 경제적 특성에서 비교적 낮은 편이었으나 학교특성에서는 활발한 취업준비행동을 하는 것으로 나타났다. 둘째, 재학 중 직무경험 여부에 따라 초기 노동시장 진입 특성 역시 유의미한 차이를 보였다. 재학 중 직무경험자의 첫 일자리 이행기간이 짧고 근속기간은 길었으나 임금은 적은 것으로 나타났다. 셋째, Cox 회귀분석을 통해 근속기간에 영향을 미치는 요인들을 확인하고 재학 중 직무 경험, 경험횟수, 경험기간이 이직위험을 낮추는데 긍정적인 영향을 미치고 있음을 확인하였다. 이를 통해 재학 중 직무경험이 다음 일자리의 유지기간을 높인다는 점은 이전 직장경험과 같은 양상을 보이고 있지만 재학 중 직무경험 횟수가 많은 점은 반대로 근속기간 유지에 긍정적인 영향을 미치고 있음을 알 수 있다.

제조업 남성 근로자의 직무스트레스와 피로와의 관련성 (Relationship between Job Stress and Fatigue Symptoms among Manufacturing Male Workers)

  • 본 연구의 목적은 제조업 남성 근로자들의 직무스트레스 요인과 피로수준과의 관련성을 조사하기 위함이다. 연구대상자는 50인 미만의 소규모 제조업 사업장에서 근무하고 있는 남성 근로자를 553명으로 하였다. 자료 수집은 2015년 4월에 한국인 직무스트레스 측정도구와 한국판 다차원피로척도를 사용한 구조화된 설문지를 이용하여 실시하였으며, 수집된 자료는 SPSS ver 21.0 프로그램을 이용하여 분석하였다. 연구결과, 조사대상자의 피로증상은 직무스트레스가 정상인 군보다 고위험 스트레스군에서 유의하게 높았다. 또한 조사대상자의 피로증상은 직무스트레스와 유의한 양의 상관관계를 보였으며, 직무스트레스가 정상인 군에 비해 고위험 스트레스 군에서 고위험 피로군에 속할 위험비가 유의하게 증가하였다. 또한 피로수준에 영향을 미치는 요인으로는 연령, 결혼상태, 교육수준 및 주관적 건강상태. 수면시간, 커피음용 횟수, 외래진료경험 유무, 직장생활 만족도 및 직무스트레스가 유의한 변수로 선정되었으며 이들의 설명력은 27.7%이었다. 위와 같은 연구결과는 소규모 제조업 남성 근로자들의 피로수준은 인구사회학적 특성, 건강관련행위 특성 및 직업관련 특성뿐만 아니라 직무스트레스 요인과도 유의한 관련성이 있음을 시사하고 있다.

주말부부 가계와 비주말부부 가계의 객관적, 주관적 경제구조분석 및 비교연구 (A Comparative Analysis on Objective Evaluation and Subjective Perception of Household Economic Structure for Commuting and Non-Commuting Couples)

  • This study analyzed the objective indicators of household economic structures, such as income, expenditure, and debts, as well as a subjective evaluation of economic standards, and compared the households of commuting couples (so called Weekend couples) with those of non-commuting couples. Findings of this study are as follows. First, both husbands and wives in commuter marriages had a higher level of education, were younger, had poorer health, and had shorter working hours than the couples in non-commuter marriages. Second, commuting couples had a significantly higher income than non-commuting couples. In addition, commuting couples had a greater amount of savings, had a higher cost of living, and lower debts than non-commuting couples. Third, commuting couples evaluated their status of household economy more negatively than non-commuting couples. Despite the fact that the commuting couples were more affluent in terms of the objective indicators, including income, savings, and assets, their level of health and psychological well-being were compromised. Lastly, factors determining commuter marriages were the number of years the husband has spent in his job, and the husband's level of education. The shorter the tenure of the husband's job, and the higher the level of husband's education, the more likely the couple was in a commuter marriage.

대구.경북지역 정보기술 인력의 경력지향에 관한 연구 (A study of the career orientations of IT workforce in Daegu-Gyeongbuk regions)

  • 개인의 경력적 지향은 욕구와 가치, 그리고 능력으로 구성되는 경력닻(Career Anchor)에 의하여 영향을 받는다. 본 연구는 대구 경북지역에서 IT인력에 의해 보유된 경력닻을 조사함으로써 경력적 지향을 이해하고자 한다. 특히, 성별, 나이, 근무기간, 그리고 직업명과 같은 요인들이 실제로 IT인력의 경력닻에 영향을 미치는지를 알아보고자 하였다. 본 연구는 이러한 목적을 달성하기 위하여 대구 경북지역에 종사하는 269명의 IT인력을 대상으로 설문조사를 실시하였다. 본 연구는 결과는 대구 경북지역 IT종사자들의 경력적 지향을 이해하는데 도움을 줄 것으로 기대된다.

금융시장에서 영업사원의 지각된 평가 공정성과 직무성과 간의 구조적 관계 (Structural Relationship between Salesperson's Perceived Evaluation Fairness and Job Performance in the Financial Market)

  • Purpose - Salesperson perceptions of the fairness and accuracy of a performance evaluation system were examined by managerial and professional employees of large organization. The performance evaluation process is central to many personal decisions such as attitude for job and sales performance. This study investigates the relationship between perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. The main purpose of this study is to develop and empirically test a comprehensive model of salespersons' perceived evaluation fairness on sales performance. For this purpose, we identified the structural relationship between perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. Also we investigate the mediating effects on job satisfaction and organizational commitment between perceived evaluation fairness and sales performance. Research design, data, and methodology - To empirically test these relationships, data were collected by in-depth interviews from sales managers and questionnaire surveys from 300 salespersons who work for sales area (credit card company, insurance company). Demographically, the overall sample was 91.6% female, 77.9% 30s and 40s, and 34% college educated, with an average tenure with their present organizations of 4 years. The questionnaire was composed of total 20 items dealing with frequency, quality, and consequences of perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. To test the research hypotheses, collected data analyzed by confirmatory factor analysis (CFA) and structure equation model (SEM). Results - Through extensive and rigorous literature review process of related literature(Perceived evaluation fairness, Job satisfaction, Organizational commitment, Sales performance), research model and research hypothesis was set up. This study obtains the following research results. First, perceived evaluation fairness has a positive effect on job satisfaction, whereas the effects of perceived evaluation fairness on organizational commitment and sales performance did not show statistically significant result. Second, job satisfaction and organizational commitment have complete mediating roles to the relationship between perceived evaluation fairness and organizational commitment, and relationship between perceived evaluation fairness and sales performance. Conclusions - Based on the results, salespersons' perceived evaluation fairness is one of the key independent variable for making high job satisfaction, organizational commitment, and sales performance. Finally the theoretical, managerial implication and research limitations are mentioned in the discussion.

90년대생 중국 근로자가 인식하는 직업가치가 직무만족과 이직의도에 미치는 영향 (Impact of Work Value Perceived by Chinese Post-90s Employees on Their Job Satisfaction and Turnover Intention)

  • 코로나 19와 경기침체의 영향으로 기업들은 극심한 경쟁상황에 놓이게 되었다. 이러한 상황에서 우수한 직원을 선발하는 것 뿐만 아니라 유지하는 것 또한 기업이 당면한 최우선 과제가 되었다. 하지만 기존의 근로자들과는 매우 다른 성향을 가진 90년대생들이 노동 시장에 진입하게 되었고, 이들의 높은 이직률로 인해 기업과 근로자 모두 어려움을 겪게 되었다. 이에 본 연구에서는 중국의 90년대생 근로자에 주목하여, 이들이 추구하는 직업가치(실용주의, 직업-흥미일치, 장기개발, 혁신성)가 직무만족과 이직의도에 미치는 영향을 살펴보고, 근무시간이 1년 미만인 그룹과 1년 이상인 그룹을 비교 분석하였다. 총 267명의 90년대생 중국 근로자의 응답을 통해 연구모형을 검증한 결과, 실용주의는 직무만족과 이직의도에 모두 영향을 주었지만, 직업-흥미일치는 직무만족에만, 혁신성은 이직의도에만 영향을 주었다. 근무기간의 조절효과는 부분적으로 검증되었고, 연구결과에 따른 다양한 시사점이 논의되었다.
