재직자를 대상으로 한 패션교육훈련 프로그램 성과에 관한 연구: 자기효능감과 직무열의의 조절효과 (A Study on the Performance of Educational Fashion Training Program for Employed Learners: Moderating Effects of Self-efficacy and Job Engagement)

  • This study examines whether any correlation exists amongst participative motivation in an educational fashion training program, participants' program satisfaction and performance. In addition, this study investigates the moderating effect of participants' self-efficacy and job engagement in the influence of participative motivation on program satisfaction. Questionnaire data from 212 employed learners who participated in one or more educational fashion training programs were analyzed. For the data analysis, SPSS 24.0 statistical package was used. The study results were as follows. First, the participative motives of the educational fashion training program were grouped into the following three factors: goal-oriented, learning-oriented, and organizational support. Second, learning-oriented participative motivation positively affected their program satisfaction. Third, higher program satisfaction led better program performance. Fourth, there was a significant difference in the magnitude of the effect of learning-oriented participative motivation on satisfaction according to self-efficacy. Fifth, there was a significant difference in the magnitude of the effect of goal-oriented participative motivation on satisfaction according to vigor. Even if the participative motivation in an educational fashion training program predicts the program satisfaction, the strength is changed by interacting with the self-efficacy and vigor. The results of the study provide various implications for educators or policy makers who are interested in educational fashion training program development.

특급호텔 조리사 직업선택동기에 따른 직무만족에 관한 연구 (A Study of the Job Satisfaction of the Five-star Hotel Chef Career Choice Motives)

  • The purposes of this study were to examine the motivation of career choice for chefs in luxury hotels through IPA analysis based on the differences between importance and satisfaction, and to investigate the impact of motivations of career choice on job satisfaction. The results are as follows. First, "matched aptitude" and "interest in cook" were found as factors of importance and satisfaction. Second, sufficient reward should be provided through incentive, increasing salary, and promotion. Third, the system of internship and temporary employee should be revised, and the motivation should be provided through performance-based reward and incentive system. Fourth, fair personal evaluation, transparent promotion system, fair reward system should be required to increase job satisfaction. Fifth, internal environment is important rather than social reputation or popularity for those who consider chefs as future career.

한방병원 간호사의 스트레스와 직무만족도에 관한 연구 (A Study on Stress and Job Satisfaction among Oriental Hospital Nurses)

  • The purpose of this study was to identify the degree of stress and job satisfaction and the relationship of stress and job satisfaction of oriental hospital nurses. The subjects were 255 nurses of 9 oriental hospital in Taegu and Pusan cities and data were collected from 20 March to 10 May 1998. The instruments used for this study were a survey of genernal characteristics(7 items). stress(6 items) and job satisfaction(20 items). Analysis of data was done by use of mean, percentage, t-test, ANOVA and pearson correlation with SPSS program. The results of this study are as follows : 1) The average item score for stress was 3.08. Religion, duration of nurse expectancy and work motivation among sociodemographic characteristics were significantly different with the degree of stress. 2) The average item score for job satisfaction was 2.84. Education, religion, marital state, carrier history, duration of nurse expectancy and work motivation among sociodemographic characteristics were significantly different with the degree of job satisfaction. 3) There were significant negative correlation among the variables : working volume and group conflict factors · role implementation fators${\cdot}$personal socialization fators/nursing skill and role implementation fatal's· personal socialization fators/rolesharing with peers and role implementation fators/relationship with co-workers and group conflict factors${\cdot}$role implementation fators${\cdot}$personal socialization fators/relationship with patients and role implementation fators/relationship with supervisors and role implementation fators. And there was a significant positive correlation between role-sharing with peers and decision-making fators.

  • '국가균형발전'이라는 정부정책에 따라 지방이전을 해야 하는 공공기관 종사자들은 가족의 생활터전이 바뀌거나 단신 부임으로 가족과 떨어져 별거생활을 해야 하는 등 새로운 근무환경과 생활환경에 적응해야 하는 상황이다. 이러한 조직변화에 대한 이전기관 종사자들의 인식을 개인-조직 적합성(P-O fit)이론에 적용하여 파악하고, 긍정적 인식 또는 부정적 인식에 따라 직무태도인 조직몰입과 이직의도에 어떠한 영향을 미치는지 알아보고자 하였다. 또한 공직자들 고유의 내재적 동기인 공공봉사동기가 조직변화에 대한 인식과 직무태도간의 관계에서 긍정적인 매개효과가 있을 것으로 예상되는 바, 전력공기업의 지방이전 대상자들을 중심으로 실증분석을 통해 이를 확인하였다. 본 연구는 조직변화에 대한 인식은 조직몰입과는 직접적인 관계가 없으나, 이직의도와 공공봉사동기에는 직접적인 영향을 미치는 원인으로 작용한다는 점과 공공봉사 동기는 조직몰입과는 정(+)의 관계를 형성하고 있으나, 이직의도에는 영향을 주지 못한다는 점, 그리고, 조직몰입은 이직의도와 부(-)적인 관계를 형성하고 있다는 점을 입증하였다. 또한, 공공봉사 동기는 조직변화에 대한 인식과 조직몰입 및 이직의도에 모두 유의한 영향을 미치는 매개효과를 나타낸다는 점과, 조직몰입 또한 공공봉사동기와 이직의도 간에 매개효과가 존재한다는 점을 실증적으로 규명하였다.

주부의 자원활동(自願活動) 참여동기와 만족도에 관한 연구 (A Study on Housewife動s Volunteer Activities Motivation and Satisfaction)

  • The purpose of this study is to understand what needs housewife volunteers want to be satisfied with and try to find the way to satisfy them, examining empirically their participation motivation and activity satisfaction. The major findings of the study were as follows: 1) the housewife volunteers’participation motivation was composed self-developmental, self-actualization, altruistic dimensions and the mean score of self-actualization was the highest. 2) the self-development motivation was proved significantly different in housewives’age, their last child’s age, religion. the altruistic motivation was proved significantly different in their religion. 3) the housewife volunteers’activity satisfaction was proved significantly different in the level of self-developmental motivation, self-actualization, and altruistic motivation. Namely, the higher the level of self-development motivation, self-actualization, and altruistic motivation was, the higher activity satisfaction was. 4) the variables that influence on housewife volunteers’activity satisfaction were family support, self-development motivation, self-actualization, job appropriateness.

OJT 특성요인과 OJT 성과 간 관계에서 훈련자-피훈련자 관계강도 조절효과 분석: 국내 여행서비스업 초기 경력자를 대상으로 (OJT Characteristics and OJT Outcomes in a Domestic Travel Industry: Moderating Effect of Tie Strength)

  • Purpose - The purpose of this study was to substantiate the relationship between on-the-job training (OJT) characteristic factors and OJT outcomes and the moderating effect of the tie strength between a trainer and a trainee on the relationship. OJT characteristic factors were composed of a unit of work to be learned, trainee's motivation, trainer's ability, OJT design, and OJT support. OJT outcomes included job satisfaction and organizational commitment in the research. The tie strength means a sense of intimacy with a trainer. All of the OJT characteristic factors, OJT outcomes, and the tie strength were defined operationally as the perceived ones by a trainee. Research design, data, and methodology - This study analyzed the data of 302 employees in a domestic travel agency as early career for seven years or less. The main methods for the analysis were multiple linear regression analysis and moderating effect analysis. The whole process of the data analysis was conducted using the SPSS 21.0 for windows. Results - The results of the study are as follows: First, every five element of OJT, including unit of work to be learned, trainee's motivation, trainer's ability, OJT design, and OJT support, showed positive influence on OJT outcomes - job satisfaction and organizational commitment. Second, the tie strength between a trainer and a trainee was positively related with OJT outcomes. Finally, the strength of ties between the trainer and the trainee was found positively to moderate the relationship of a unit of work to be learned, OJT design, or OJT support, with OJT outcomes. However, the moderating effect of the tie strength was not significant statistically between the trainee's motivation or the trainer's ability, and OJT outcomes. Conclusion - In the study, it was demonstrated that every OJT characteristic factors have a positive contribution to job satisfaction and organizational commitment for early career employees. In addition, the study showed the need to pay attention to improve the quality of relationships between trainers and trainees, in order to increase the impact of a unit of work to be learned, OJT design, and OJT support. These findings suggest the implications in the three factors as external factors that constitute OJT. The three factors are made by HRD practitioners who are involved in design and operation of the program as well as their interventions to improve the quality of the relationship between trainers and trainees. On the other hand, it was demonstrated in the research that trainee's motivation and trainer's ability, regardless of their tie strength, have a direct impact on OJT outcomes by itself. Moreover, the trainee's motivation and trainer's ability are intrinsic characteristics, rather than external factors that constitute OJT. Therefore, they are unlikely to be changed by HRD practitioners' interventions. In conclusion, it was argued in the research that the trainee's motivation and trainer's ability should be a consideration in selecting and matching partners in OJT participants before starting OJT.

서번트 리더십(Servant Leadership)과 내적 동기간의 관계 및 그 효과성에 관한 연구 -서비스업체를 중심으로- (A Study on the Effectiveness and Relationship Between Servant Leadership and Intrinsic Motivation -The Focus of Service Enterprises-)

  • 본 연구는 서번트 리더십과 성과 간의 다양한 연구에도 불구하고, 양자 간의 관계를 체계적으로 설명하기 위한 메커니즘에 대한 연구는 상대적으로 부족한 점에 착안하여 설계되었다. 따라서 서번트 리더십이 조직유효성에 미치는 효과가 부하의 내적 동기에 의해 설명되어질 수 있는지를 실증적으로 분석하는 것이 본 연구의 주된 목적이다. 이를 위해 이론연구에 기초한 가설설정과 함께 경험 자료를 통한 실증분석이 이루어졌다. 서비스 기업에 종사하는 근로자 214명의 설문자료를 통해 실증 분석한 결과, 상사의 경청행동이 부하의 내적 동기에 정(+)의 효과를 지니는 것으로 나타났다. 또한 부하의 내적 동기는 직무만족과 조직몰입에 긍정적인 영향을 미치는 것으로 밝혀졌다. 하지만, 상사의 공감행동과 봉사행동은 부하의 내적 동기에 유의한 영향력이 없는 것으로 검증되었다. 마지막으로 부하의 내적 동기의 매개효과를 분석한 결과, 서번트 리더십과 조직유효성 간의 관계에서 부하의 내적 동기가 부분 및 완전 매개 역할을 하는 것으로 나타났다. 이는 심리적 과정 및 메카니즘이 리더십연구에 중요함을 시사하고 있다. 연구결과에 대한 실무적 시사점과 한계점, 향후 연구방향에 대해 구체적으로 제시하였다.

직무설계를 위한 성취동기의 이차원성에 관한 연구 (A study on two dimensions of achievement motivation for job design)

  • This study analyzes jow reciprocal relations between the temperament and motivation of managers interact. To know the relationships between achievement motivation and affiliation motivation, this study examines whether or not affiliation-achievement motivation and nonaffiliation-achievement motivation mani- fested in manager group of Jpapn are present in this tested group. Data were obtained by testing 578 male- managers employed in domestic enterprise with Y-G Character and Motivation Test. Structure Vector obtained and applied Canonical Correlation Analysis method is applied as a means to interpret it. From the study, the following results are obtained: First, the affiliation and nonaffiliation-achievement motivation appear in domestic sampled group. Second, the manager with affiliation-achievement motivation is shown to have extroversive character, high-social accommodation, high-emotional stability, whereas the one with nona- ffiliation-achievement motiviation to have introversive character, somewhat low-social accommodation and low- emotional stability. Whether or not these results reappear in the bilingual group remains to be studied further.

공학계열 대학생의 물리학습동기 측정 (Measurement of Motivation to Learn Physics in Engineering College Students)

  • 본 연구는 공학대학 학생들의 물리학에 대한 자발적인 학습이 이뤄지지 않는 이유를 탐색하기 위해 물리학습동기를 측정하였다. 본 연구에서는 Glynn 등이 개발한 Science Motivation Questionnaire II(SMQ II)을 물리학습 상황으로 수정한 Physics Motivation Questionnaire(PMQ)을 이용하여 서울에 위치하는 C대학의 공학계열 1학년 학생 374명을 대상으로 물리학습동기를 측정하였다. PMQ는 intrinsic motivation, career motivation, self-determination, self-efficacy, grade motivation의 5요인으로 구성되며 총 25개 리커트 척도문항의 검사도구이다. PMQ는 탐색적요인분석(EFA)를 통해 5가지 요인이 공학계열 대학생들의 물리학습동기를 측정하는데 있어 구조적으로 타당함을 확인하였다. 또한 라쉬(Rasch)모델 분석을 활용하여 문항적합도(MNSQ)를 확인하였다. 측정결과, 물리학습동기의 요인 중에서는 성적동기가 평균 4.18로 가장 높게 나타났으며, 그 다음으로 직업동기가 평균 3.75으로 높은 수준으로 나타났다. 그리고 내재동기는 평균 3.42, 자기효능감은 평균 3.38, 자기결정력는 평균 3.32로 나타났다. 이와 같은 연구 결과를 통해 공학대학 학생들의 과학학습 동기는, 점수 및 직업과 관련된 외적 동기가 높게 나타나는 특성이 있음을 확인할 수 있었다. 따라서 공학계열 학생들 물리학습에 대한 숙달목표지향을 가지고 내적 동기를 높일 수 이도록 하는 교수-학습 전략의 개발에 노력해야 할 것이다.

여성 관리자의 자기결정적 직무동기가 직무성과에 미치는 영향: 직무창의성과 창의적 자아효능감의 조절적 매개모형 (The Effects of Female Service Managers' Self-determined Motivations on Job Performance)

  • Purpose - Our primary goal of this study is to investigate the positive relationship between female managers' self-determined motivations (i.e., RAI: relative autonomy index) and job performances with the mediation of their job creativity in service industries. This study also examines the moderating role of creative efficacy on the relationship between female managers' self-determined motivations and creativities. Finally, based on mediation and moderation hypotheses, we also tested moderating effect of creative efficacy on the mediation effect of job creativity. Research design, data, and methodology - Drawing on SDT(Self-determination theory) and COR(conservation of resources) theories, we developed three research hypotheses. Service female managers from a several service organizations(i.e. banking, retailing, and restaurant/hospitality service) in South Korea were surveyed using self-administered instrument for data collection. A total of 331 usable questionnaires were obtained after list-wise deletion. To test reliability and validity of measurement model, we employed the CFA(confirmatory factor analysis) using M-plus 8.1 Software. Also, internal consistency was tested by Cronbach's α. We, furthermore, used the SPSS PROCESS MACRO 2.16, which was suggested by Hayes (2013; 2015), to test mediation, moderation, and moderated mediation. Results - Our results revealed that self-determined motivation and job performance were positively and fully mediated by job creativity. Furthermore, the positive relationship between female managers' self-determined motivations and job creativities was stronger when their creative self-efficacies were high than when it was low. In addition, female managers' creative self-efficacies also amplified the positive relationship between their self-determined motivations and job performances with the mediation of job creativity. Conclusions - Our research empirically elaborated the previous model of self-determined motivation and manager/female creativity literature by presenting the findings that female managers' self-determined motivations significantly influence their job performances via job creativity and that creative self-efficacy effectively strengthen these positive impacts. Also, our research offered new insight for practitioners (i.e. top service managers) by suggesting that they may enhance female service managers' job performance if they pay more attention to employee creativity in service marketing.
