유통 관리자의 개인적 특성(Personal Traits)과 감정 관련 변수가 다중직업만족도메 미치는 영향에 관한 연구 (The Effects of Retail Manager's Personal Traits and Emotional Variables on Multi-faceted Job Satisfaction)

  • 본 연구는 미국의 유통 관리자들을 대상으로 그들의 개인적인 특성 요인과 감정 관련 변수들이 일곱 가지 영역으로 분류된 직업 만족도 (관리, 직무, 회사 정책, 승진, 급여, 동료, 고객)에 미치는 영향을 분석하였다. 분석 결과 고객과의 직접 대면이 많은 업무의 특성을 지닌 유통산업에서는 고객 접점에 있는 직원 뿐 아니라 관리자들에게도 감정 소진이 개인적 특성에 따라 차이가 없이 공통적으로 나타났으며 이러한 감정의 소진은 직업 만족도의 7 가지 영역에 모두 부정적인 영향을 끼치고 있음을 확인하였다, 또한 개인적 특성이 감정 필요에, 감정 소진이나 감정 필요가 직업 만족에 미치는 영향은 각기 다르게 나타났다. 본 연구는 서비스 접점 위치에 있는 직원들을 대상으로 연구한 기존의 연구들과는 달리 유통 서비스 산업의 관리자들을 대상으로 실증 분석을 수행하였고 개인적인 특성을 세 종류로 분류하여 분석하였을 뿐 아니라, 직업 만족도 역시 7 가지 구성 요소로 분류하여 분석하였다는 점에서 선행 연구들과 차별화 된다. 본 연구의 결과는 날로 서비스 경쟁이 치열해져 가고 있는 유통 기업들이 서비스 경영의 핵심 요소인 내부 고객을 만족시킬 수 있는 효과적인 내부 마케팅 방안을 마련하는데 기여할 수 있을 것이다. 또한 유통 업체들은 본 연구를 바탕으로 개인의 특성에 따른 맞춤형 관리를 통하여 관리자들의 감정 필요나 소진을 효과적으로 감소시킬 수 있을 것이다. 연구의 한계점과 향후 연구 방향도 논의되었다.

S-OJT 성공요인과 예기치 않은 성과에 관한 사례연구 (Case Study on Critical Success Factors and Unexpected Consequences of Structured OJT)

  • Purpose - Recently on-the-job training (OJT) has become the most preferred training and development method with the emergence of the concept that workplace is the best place where learning take place. But many researchers argue that OJT is not helpful for the performance of organization because OJT is not systematic and mostly depend on quality of trainer. Since Jacobs & McGriffin introduced S-OJT (structured OJT), there has been plenty of researches. But most of the researches have focused mainly on employee's attitude and organizational performance caused by S-OJT and neglected a holistic approach of S-OJT as a system. S-OJT need to be analyzed comprehensively to understand training performance because S-OJT is operated as a system consist of input, process, and organizational context. Although S-OJT may create unintended consequences, there were few researches to explore them. Thus, the purpose of this study is to identify the critical success factors for S-OJT and to find unintended consequences of it. Research design, data and methodology - We conducted a case study on M business unit of A company which developed and has been implementing S-OJT program for years. We designed and prepared the process, collected and analyzed data for the study. We set the theoretical framework to analyze the case after reviewing theories and previous studies on S-OJT. We collected and analyzed internal reports and interview results of the employees of the M business unit. We tried to collect as many information as possible to secure the validity of the research results. Results - The critical success factors identified in the study are as follow. First, it is important to select and train proper trainers for S-OJT. Second, it is needed to develop structured training module. Third, organization have to use effective communication system like on-line community. Forth, trainer should have proper skills for training such as facilitating skill, coaching skill, and delivering skill etc. Fifth, proper learning place is needed. Sixth, organizational support is important especially, immediate supervisor support and concern is critical. Eleventh, it is needed to consider situational contexts. Among them, overload to the trainer will affect the effectiveness of S-OJT. In this study, we found an additional unintended consequence. "To teach is the best way to learn." Experience as a trainer give employee an opportunity to organize one's knowledge and skill and to attain facilitation skill, coaching skill, and relation skill. Thus, organization may use S-OJT to train the potential talent. Conclusions - Many organizations introduced S-OJT to train the newcomers because S-OJT drew attention as an important tool to develop employees. Following this trend, there has been increasing number of researches to find the results of S-OJT and identify the determinants of S-OJT success. However, most of the researches concentrated on finding effects of some factors neglecting holistic approach. This study tried to identify critical success factors affecting effectiveness of S-OJT by using case study and find additional unintended consequence. The results of the study will be useful for organizations which have a plan to adopt S-OJT.

Talent Conceptualization and Talent Management Approaches in the Vietnamese Banking Sector

  • The research postulates the conceptualization of talent in the Vietnamese banking sector via examining the factors pertaining to the concept of talent and talent management (TM) in the sector. This study applied qualitative research methods. A total of 20 managers and directors of ten banks (three public, four private and three foreign banks) were recruited for semi-structured interviews. The findings revealed that a combination of interconnected soft skills, learning ability, flexibility, technology adaptability, integrity and risk management skills contributes to talent identification. Managers in some private banks construed talent to be commensurate with high performance and high potential, whereas managers in public banks and foreign banks mainly relied on performance results in talent recognition. Moreover, talented employees holding sales-related jobs are given the most attention by management in the studied banks. Regarding practical implications, the banking community and practitioners' focus should be imparted to soft skills development and integrity control in order to foster employee performance and attitudes. Attention should be paid not only to sales positions, but also to other positions within the bank. This study is one of a few which explores talent concepts and TM approaches in the banking sector in general and Vietnamese banking field in particular.

Service-Oriented Organizational Citizenship Behavior in Restaurants: An Empirical Study from Pakistan

  • The aim of this study is to investigate the role of employee engagement as a mediator between the High-Performance Work System and the Service-Oriented Organizational Citizenship Behavior (Service-Oriented OCB). Furthermore, work-life balance as a moderator, the impact Service-Oriented OCB on customer satisfaction will be investigated. This study employs a quantitative methodology for which questionnaires were distributed to sixty restaurants in Karachi, and a sample of 418 responses was collected for structural equation modeling analysis. Smart PLS software was used to analyze the structure model. The results show that HPWS has a positive impact on Service-Oriented OCB. It is assumed that the role of work engagement as a mediator between HPWS and Service-Oriented OCB is significant. This study found that Service-Oriented OCB has a positive impact on customer satisfaction. Work-life balance was also found to have a moderating influence. The findings confirmed the black box mechanism and the HPWS procedures in restaurants. This study suggests implementing effective HPWS practices to influence employees' work engagement, which leads to Service-Oriented OCB and employees being able to optimize their performance to influence customer satisfaction. The study contributes to the existing body of knowledge in human resource management.

DEA/Window기법을 이용한 유통산업의 ERP 도입 효율성 연구 (An Efficiency Evaluation of Firms Having Implemented ERP using DEA/Window in the Retail and Distribution Industry)

  • 본 연구는 DEA 기법을 이용하여 ERP를 도입한 유통업체들의 경영 성과 분석을 도입 전과 후를 상대적으로 비교해 봄으로써 ERP가 기업에 효과적으로 기여한 바를 규명하기 위하여 수행되었다. 본 연구에서는 10개의 유통업체를 대상으로 ERP 시스템이 경영 활동에 얼마나 효과적으로 기여하는지를 확인하고자 하였고, 이를 위하여 인력, 자산 재고의 투입요소와 매출액, 순이익의 산출요소를 활용하였다. 본 연구는 ERP를 도입한 후 적극적으로 경영 혁신을 시도한 기업들은 지속적으로 경영 성과가 개선되어 효율성이 향상되는 것을 확인할 수 있었으며, 유통 산업계에서는 ERP 도입 후 구체적으로 효과가 가시화되기까지 최소한 3년이 필요함을 알 수 있었다. 또한 기존 연구들이 대상으로 하였던 제조산업과는 달리 유통산업에서는 ERP 도입 후 효율성이 개선되는 것이 회사의 크기에 반드시 비례하지 않는다는 것을 확인할 수 있었다.

Strategies for Stimulating Customer Relationship: A Study of Some Public and Private Sector Banks

  • Purpose - The present research has been undertaken to examine the Customer Relationship Management (CRM) strategies adopted by public and private sector banks in India. The initial part of research helps to identify the factors of overall satisfaction of customers. The study also tries to identify the key determinants of CRM of Indian banking. Research design, data, methodology - The present research uses a self-structured questionnaire having a reliability score of 0.817 to elicit responses from customers in New Delhi and surrounding areas in India to examine the CRM used by public and private sector banks for enhancing customer satisfaction. The scale had 32 questions covering customer perceptions related to overall satisfaction and factors contributing to CRM. Results - The results highlight that overall satisfaction comprises of two factors namely personalised Services; and reliability and dependability. The determinants of CRM as identified through survey are: Speed, safety and security; Employee CRM; on time services; customer targeting; and friendly and helpful staff. The results also highlight that safety and security was preferred to other factors by the respondents. Conclusions - The findings of this study show that in terms of performance private sector banks fared better in providing CRM services than public sector banks.

Facilitating Conditions in Adopting Big Data Analytics at Medical Aid Organizations in South Africa

  • Purpose: This study measures the influence of facilitating conditions on employees' attitudes towards the adoption of big data analytics by selected medical aid organizations in Durban. In the health care sector, there are various sources of big data such as patients' medical records, medical examination results, and pharmacy prescriptions. Several organizations take the benefits of big data to improve their performance and productivity. Research design, data, and methodology: A survey research strategy was conducted on some selected medical aid organizations. A non-probability sampling and the purposive sampling technique were adopted in this study. The collected data was analysed using version 23 of Statistical Package for Social Science (SPSS) Results: the results show that the "facilitating conditions" have a positive influence on employees' attitudes in the adoption of big data analytics Conclusions: The findings of this study provide empirical and scientific contributions of the facilitating conditions issues regarding employee attitudes toward big data analytics adoption. The findings of this study will add to the body of knowledge in this field and raise awareness, which will spur further research, particularly in developing countries.

Determining the Relationship between the Effective Factors of Strategic Behavior: A Case Study for Social Insurance Company of Tehran

  • Purpose - In order to achieve the organizational objectives, the behavior of the employees and their collaboration with management should be taken into account. It has been shown that strategic behavior depends on a number of different factors. The aim of this article was determining the relationship between factors related to the strategic behavior. Research design, data, and methodology - Accordingly, a conceptual model was developed and tested in the form of a survey. Participants of the study were the employees working in the social Insurance company of Tehran. Data was collected using a questionnaire conducted among managers and the staff. A correlation model was used for data analysis by employing the SPSS software. Results - The findings showed there was a relationship between employees' engagement and the strategic behavior. Conclusions - Our research has demonstrated the effect of employees' engagement on the strategic-driven behavior, emphasizing the role of employees' engagement in health-care service firms. Although previous service research has focused on the factors that drive employees' performance, it seems that most of this research has been inspired by the idea of the service profit chain, focusing on the effect of employees' satisfaction on performance.

Social Support in the Times of Social Distancing: Learnings from the South Asian Context

  • This study will examine the relationship between social support from the work and family domains, referred to as multiple social network ties (MSNT), and employees' job and family-related performance outcomes during the COVID-19 crisis. The study also demonstrates the importance of employees' work-family balance (WFB) in moderating the association between MSNT and job and family-related performance. A two-wave design was used to collect data from 320 managerial level personnel in Pakistan's textile sector. The path analysis technique of structural equation modelling (SEM) was used to analyze the responses. In times of crisis, social support mechanisms could potentially replace organizational support mechanisms for employees dealing with work and family obligations, according to the study. The findings of this study show that work-family balance is a significant partial mediator between MSNT and employees' job and family-related outcomes during the COVID-19 pandemic, according to a best-fit model. This research supports the pragmatic view of MSNT's action mechanism in generating jobs for employees and family-related results, especially in uncertain situations. According to the findings, employees who have a positive work-life balance are happier and more productive in both work and personal life. It has major implications for human resource management (HRM) research and practice.

인사고과에 관한 국내 간호연구 동향분석 (An Analysis on the Contents and the Trend of Research of Performance Appraisal in Korea)

  • Purpose: The authors reviewed researches related to performance appraisal(32 researches), in order to identify the direction for future research and to establish a credible performance appraisal system. Method: Almost all of the theses and research published in 9 major journals of nursing in korea were reviewed. Results: Most of research(84.4%) were theses and all researches were used to non-experimental design; survey 81.3%, methodological research 15.6%, review 3.1%. The major subjects of study were appraisees and appraisers. Psychosocial data collection which only used questionnaire were 81.3% and carried out interview(12.5%) and delphi-method(3.1%). Data analysis methods were used frequency 78.1%, t-test 62.5%, mean/SD 59.4%, Pearson's correlation 50%, and Cronbach α 50%. Appraisal tool used or developed in studies was graphic rating scales in nine studies and ran parallel with forced distribution in 2. Also, MBO and BSC were developed. Total number of korean terms in performance measurement were 11, and english terms 15. The tendency of the terms was toward performance appraisal or evaluation. Conclusion: In the light of results, we expect development of corporate appraisal tool that can evaluate nurse competence and performance. Total performance management system also should be established.
