Structural Relationships of GRIT, Job Crafting and Organizational Effectiveness; Focusing on Medical Center Employees (구성원의 그릿(GRIT)과 잡 크래프팅, 조직효과성의 구조적 관계: 대학병원 종사자를 대상으로)

  • This study explored a structural model that predicted the influencing factors of GRIT and job crafting on the organizational effectiveness of organizational commitment and job satisfaction of medical center employees and verified the relationship between them. This study was conducted on 450 subjects, including doctors, nurses, administrative staff, and technical health service staff working at a university-affiliated hospital, from June 1, 2020 to June 15, 2020, and collected data were analyzed using SPSS 26.0 and AMOS 26.0. The results of this study showed that the higher the GRIT, the more active the job crafting(β=.751, p<.001), which appeared to have a positive effect on organizational commitment (β=.297, p=.005) and job satisfaction(β=.353, p<.001). Although the GRIT of medical center employees did not show a direct effect on organizational commitment and job satisfaction, indicators of organizational effectiveness and employees' job crafting thoroughly played an intermediary role in the relationship between GRIT and organizational effectiveness. These results are expected to be utilized as useful information in developing measures for human resources management of medical center employees.

The Effect of Emotional Intelligence on Organizational Performance in Clinical Nurses - A Preliminary Study for an Education Program of Organizational Performance - (임상간호사의 감성지능이 조직성과에 미치는 영향 - 조직성과 증진 교육프로그램을 위한 기초연구 -)

  • Purpose: The purpose of this study was to discover the effect of emotional intelligence on organizational performance in clinical nurses regarding anger expression, job satisfaction, job commitment, and turnover intention. Methods: Data were collected by self-administered questionnaires from 162 clinical nurses in three university hospitals in 2008, and analyzed by the SPSS 14.0 Window program, using descriptive statistics, pearson correlation, and stepwise multiple regression. Results: Emotional intelligence showed a statistically significant association with each of anger expression-in, anger expression-control, job satisfaction, job commitment, turnover intention, and organizational performance. The multiple regression analysis also showed that organizational performance was statistically significant with job satisfaction, job commitment, and emotional intelligence respectively. 38.0% of the variation of organizational performance was explained by these variables. Conclusion: Emotional intelligence significantly affected organizational performance together with job satisfaction and job commitment. From this result, it could be concluded that nursing interventions for emotional intelligence have a positive effect on improving organizational performance. Further studies are needed to develop nursing intervention programs for emotional intelligence and test its effects on organizational performance.

  • The purpose of this study was to investigate the effects of job stress on organizational effectiveness and the moderating role of organizational commitment among social workers. For this study, date were collected from 236 social workers employed at social welfare institutions in the Metropolitan area with structured questionnaires and analyzed using hierarchical regression analysis technique. This study found that three job stress variables(role ambiguity, role conflict and workload) had negative effects on social workers' job satisfaction and organizational citizenship behavior, whereas they positively impacted on their intent to stay, and that organizational commitment buffered the deleterious effects on job stress on organizational effectiveness.

  • The study has a purpose of understanding the factors that affect the oranizational commitment of the employees working in the libraries for visually impaired. To do this, the study chose personal background, emotional labor, role, job characteristics, organizational culture and organizational justice and attempted to find out how these factors affect the oranizational commitment. As a research method, mixed study method was used where quantitative analysis was complemented by qualitative analysis. For quantitative analysis, statistical analysis was conducted using the retrieved questionnaires. For qualitative analysis, the researcher had a one-on-one talk with the experts and employees who want to participate using an interview note was recomposed based on the survey responses. In the study results, emotional labor, job characteristics, organizational culture and organizational justice was proven to have influence on job engagement. To improve the job engagement, autonomy should be guaranteed by minimizing the organizational intervention to the assigned works and expanding the discretionary power. Furthermore, intensive management of the employees' emotional labor and fair process regarding the work performance is highly important.

A Study on the Impact of Organizational Commitment on Workers' Turnover Intention and Organizational Performance: Based on Analysis of Welfare Organizations in Busan, Korea (조직몰입이 이직의도와 사업성과에 미치는 영향: 부산지역 사회복지조직을 중심으로)

  • There is growing attention towards the performance of non-profit organizations (NPO) as cases of moral hazard have emerged as social issues and the public becomes interested in the accountability of NPOs. Social welfare is among the representative service areas of NPOs, and it is regarded as a human service because it is delivered by people. Therefore, human capital-measured by criteria such as levels of organizational commitment-significantly affects the performance of social welfare organizations. However, these organizations have a high turnover rate due to inadequate working environments, heavy workloads, intensive work, and poor remuneration. Against this background, we surveyed social welfare organizations located in Busan and examined how workers' organizational commitment affects their turnover intention and the performance of the organization. For data analysis, SPSS WIN 18.0 was used, and variable-specific frequency analysis and technical statistics were used to identify general properties. A Pearson correlation analysis and a multiple regression analysis were conducted to investigate correlations and causal relationships among main variables. The results showed that the social workers' level of organizational commitment was 3.36 for normative commitment, 3.07 for continuance commitment, and 2.75 for affective commitment. The level of normative commitment was slightly higher than moderate, continuance commitment was close to moderate, and affective commitment was lower than moderate. The surveyed social workers' turnover intention was 2.71, and organizational performance was 2.79; both of those results were slightly lower than moderate. It was observed that affective commitment, marital status, workload, and age affected social workers' turnover intention. Their affective commitment, gender, and age affected the organization's performance. These results suggest that, for launching or operating an NPO, it is important to manage human capital effectively, particularly their affective commitment, to lower workers' turnover intention and improve organizational performance.

The effects of organizational culture and self-leadership on organizational effectiveness in oral health professional (치과의료기관 종사자의 조직문화와 셀프리더십 유형이 조직유효성에 미치는 영향)

  • Objectives : This study was to investigate the level of organizational culture and self-leadership on organizational effectiveness and the significant factors influencing organizational effectiveness in oral health professional. Methods : Data were obtained from a cross-sectional survey of 297 oral health professional(mean age=$29.95{\pm}8.10$). Participants in the study were recruited when they attended the dental health form in Gwangju. Organizational culture was classified into four factors: relation-oriented, innovation-oriented, hierarchy-oriented, task-oriented culture. Self-readership consisted of five factors: rehearsal/self-observation, self-goal establishment, self-esteem, self-criticism, self-reward. Organizational effectiveness included organizational commitment and job satisfaction. The data was analysed using t-test, one-way ANOVA, Pearson correlation and multiple regression. Results : The dominant organizational culture was rank-oriented culture. The mean score of self-readership score was 3.51 out of a maximum 5 points. Organizational commitment was positively correlated with age, relation-oriented culture, self-goal establishment, self-reward explained 41.9% and job satisfaction was positively correlated with relation-oriented culture and self-esteem explained 48.6%. Conclusions : Based on the findings, the organizational culture and self-readership was correlated with organizational effectiveness. These results suggest that further development should be continued to develop the effective self-readership and organizational culture to improve the organizational effectiveness of oral healthcare professional.

A Study on Organizational Commitment and Goal Perception of University Librarians: A Qualitative Approach (대학도서관 사서의 조직몰입과 목표인식에 대한 연구: 질적 접근)

  • This study conducted qualitative research to investigate the librarians' organizational commitment and relations between the commitment and their goal recognition in the university library context with several open-ended, deep interviews with university librarians in order to understand the relations from diverse perspectives. As a result, many participants showed low level of organizational commitment because of their hygiene factors, such as payment, incentives, relations with colleagues, and job conditions as well as motivators including characteristics of the work, sense of accomplishment, responsibility, promotion, and self-improvement. The two factors are considered to have direct impacts on their organizational commitment. Also, the research revealed that positive goal perception was related to motivators and, at the same time, hygiene factors. Accordingly, we concluded that librarians' perception of goals are closely related to both hygiene factors and motivators. We also identify that a need of a statistical study with a questionnaire survey to confirm the relations between the organizational commitment and goal perception for developing managerial measures for the organizational commitment, and further;for better library performance.

The Meditating Effects of Public Employees Professionalism on the Relationship between Public Occupational Ethical Awareness and Organizational Commitment (공무원 직업윤리의식과 조직몰입의 관계에서 직업전문성의 매개효과)

  • Occupational ethical awareness is a system of norms and standards of behavior and an important component of professionalism that affects organizational performance and commitment. The purpose of this study is to examine the mediating effect of professionalism on the relationship between job ethics and organizational commitment of civil servants. A survey was conducted on 300 central government officials with more than one year of employment. 261 copies were used for the final analysis. The results are as follows. First, the vocational ethics of civil servants had a significant effect on professionalism. The higher the years of service, the higher the level of ethics. Second, the work ethic of public officials had a significant effect on organizational commitment. These results can be interpreted as the internal commitment of civil servants to the state of work ethic. Third, the mediating effect of professionalism was verified in the relationship between public morality and organizational commitment. Based on these results, the public ethics of public servants are the basis for accepting public values and goals. Vocational expertise with embedded codes of conduct and value systems influences organizational commitment. As a practical implication for improving the ethical ethics of public officials, education programs for improving ethical consciousness according to job titles and duties were provided, and the ethical ethical competence was presented.

The Effectiveness Organizaitonal Commitment, Job Satisfaction by Clinical Nurse's Compensation Justice (임상간호사의 보상공정성 지각의 조직몰입 및 직무만족에 미치는 영향)

  • Purpose: The purpose of this research is to find out how clinical nurse's recognition is effected to nursing organization through compensation justice, and then will support important basic data to management of nursing organization. Methods: Data collection was held through April 1st to 30th in 2003, The Subjects were 375 who were working at 5 hospitals in Seoul and has experiences at least over one year. Result: The average score of nurses' organizational commitment was 3.95 on a 7 point scale, and job satisfaction was 2.80 on a 5 point scale, and distribute justice was 2 on a 5 point scale, and procedural justice was 2.32 on a 5 point scale. We realize the distribute justice of compensation justice showed outstanding difference by age, education back-ground, experience, status of job, religious and types of hospital foundation, comparing the procedural justice only showed the difference by marriage status and type of hospital foundation, Through the study of how compensation-justice effect to organizational commitment, distribute justice never effect instead of procedural justice made effect 30.4% overall transition, as well as procedural justice explain 31.5% of job satisfaction. Conclusion: Finally we have data on the clinical nurse's recognition of compensation justice distribute justice and procedural justice are generally low, job satisfaction and organizational commitment are average. Job satisfaction and organizational commitment are depend upon age and educational level seriously.

A Study on the Motivation and Organizational Commitment of Fire Officials (소방공무원의 동기부여와 조직몰입간의 관계)

  • Purpose: The purpose of this study was to investigate the relationship between motivator, hygiene factor and organizational commitment of fire officials. Method: The subjects of this study were 228 fire officials in Kongju and Choengju province. Data were collected using self-reporting questionnaire during the period from 1st to 25th of February 2006. Collected data were analyzed using SPSS 12.0 program. Real number, percentage, mean and standard deviation were calculated, and t-test, ANOVA, Pearson correlation coefficient were carried out. Result: The findings of this study as follows: The motivator according to job characteristics was statistically significant differences in certificate(F=3.29, p= .002), aptitude(F=15.49, p= .000). The hygiene factors according to job characteristics was statistically significant differences in certificate(F=2.59 p= .01), aptitude(F=6.72, p= .000). The organizational commitment according to general characteristics were statistically significant differences in age(F= 2.625, p= .036), religion(F=3.869, p= .005). The organizational commitment according to job characteristics were statistically significant differences in experience(F=3.746, p= .001), aptitude(F=13.743, p= .000), wish of practice change(F=8.907, p= .000). The commitment was found to be in significant positive correlations with motivator(r= .436, p= .000) and hygiene factors(r= .336, p= .000). Conclusion: From the results, we recommend that the organization management program develops for increasing motivator in fire officials be used.
