감정노동과 조직시민행동간 공감의 조절효과

A moderating effect of empathy between emotional labor and organizational citizenship behavior

초록

본 연구는 감정노동이 직무태도로서 조직시민행동에 미치는 영향을 파악하고, 이러한 관계를 조절시켜 줄 수 있는 기제로써 공감을 조절변수로 조절효과를 검증하고자 하였다. 자료의 수집은 대전시, 충청남 북도에 위치한 병원급 이상의 의료기관의 간호사 347명을 대상으로 조사하였다. 분석 결과는 다음과 같다. 첫째, 감정노동의 내면행위가 조직시민행동에 정(+)의 영향을 미치며, 표면행위는 조직시민행동에 부(-)의 영향을 미치는 것으로 나타났다. 둘째, 공감이 조직시민행동에 유의한 영향을 미치며, 내면행위와 공감의 상호작용항이 조직시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났으나, 표면행위와 공감의 상호작용항이 조직시민행동에 유의한 영향을 미치지 않는 것으로 나타났다.
